TRENDS AND FORECASTS

Competition for workers is tight, but you know that already. You’re likely reading this to find out what you need to win this race for talent. Listen up. For the past two years, we’ve predicted wages would rise. We said it would happen slowly at first before rising sharply. We were kind of right. Here’s what we see: PRODUCTION WAGES Production wages across all sectors and geographies have been on the rise the past couple of years, but competition changed a bit this year. Though we track a number of sectors, the bulk of our survey respondents fall within the manufacturing and distribution sectors, and based on their responses, it seems they are of two very different mindsets (See Figure 1): · The majority of manufacturers made wage increases, but the median increases given were no larger than they were last year. Because so many employers made increases, those that did likely do not feel as much relief as expected. · Compared to last year, fewer distributors made increases, but those that did gave increases one to two times higher than those given last year. As a result, wages offered in the distribution sector have crept closer to those offered by manufacturers.

ADMINISTRATIVE WAGES Across sectors and geographies, not much changed with regard to administrative wages—a few positions saw a median wage 700 increase, a few stayed the same, and one 650 (for 600 whatever reason) dipped lower than last550 year (See Figure 3). We maintain that HR 500 leaders do a nice job of benchmarking 450 administrative talent; perhaps it’s because 400 most administrative workers are hired in small 350 quantities, and the cost of raising an existing 300to meet market demand simply costs wage less250 when you only do it for one or two new 200 hires each year. It’s easier to find the money to pay just a little more to one person in an office versus hundreds on the floor.

PRODUCTION WAGES (CONT.) We said it last year, and it’s worth saying again: We often see the crippling results of wage discrepancy between the two sectors take a toll on our distribution clients’ facilities, namely through recruiting challenges and elevated turnover (See Figure 2). We absolutely applaud those companies that increased wages this year (and did so at elevated levels), but the sector continues to lag behind in critical positions—and the low percentage of companies that reported starting wage increases continues to worry us. In a day and age where workers with similar skills easily cross industry lines looking for work, it’s not enough to benchmark against one’s own industry; the distribution sector still has room to improve.

THERE’S MORE TO LIFE THAN MONEY We know you, as an employer, aren’t jazzed about rising wages or tight competition for talent. It’s a job seeker’s market, and that is a tough pill to swallow. However, we do have some good news: Though attraction is tough and turnover is high, workers are actually sticking around longer than they used to (See Figure 4). We expected this during the downturn because fewer employees were vacating jobs, but we’re a little surprised it has held in recent years because turnover has increased on the whole. Today’s environment makes it easy to fixate on attraction and immediate, short-term retention strategies, but our data suggest a smart move is to focus on keeping your tenured employees engaged, because they’re the ones leaving. And, obviously, make sure you pay well.

THE (RETENTION) STRUGGLE IS REAL: MENTORSHIP IS THE SOLUTION YOU’VE BEEN SEARCHING FOR

With the job market still tight and many employers trying to conjure up new and exciting ways to attract and retain, mentorship programs are as important as ever and can even be seen as a beacon of light when it comes to revitalizing retention and engagement strategies; this is especially true when recruiting millennials. It is important to note other generations still stand to benefit from mentoring programs, but we believe if anything should be a driving force in your decision to implement mentoring in your facility, it should be this: Millennial workers are our future, and research shows they flock to (and stay with) organizations that offer opportunities for learning and growth. If you fail to invest in training and developing these young employees now, they will turn to other employers who are already embracing a learning culture.

A 2016 DELOITTE SURVEY FOUND MILLENNIALS INTENDING TO STAY WITH THEIR ORGANIZATION FOR FIVE YEARS OR LONGER WERE MORE THAN TWICE AS LIKELY TO HAVE A MENTOR (68%) THAN NOT (32%).1

THE WHY Does mentorship really make that big of a difference? The answer is yes! And our reasoning? Mentoring benefits everyone: new hires (and, specifically, millennial new hires), the mentors themselves, and your organization at large. Mentorship programs could be the reason your more seasoned employees find renewed value, your green employees receive the support they need for faster learning and growth, and your organization sees an increase in loyalty and retention. If that isn’t a winwin-win, we don’t know what is! AND THE HOW The thought of how and where to begin creating a mentoring program might seem like the equivalent of climbing Mount Everest: overwhelming and almost impossible. Luckily, Elwood has already done the prep work, so you just need to pack your metaphorical engagement and retention survivor pack, and get moving! Using a combination of proprietary research and field experience, we’ve outlined how you can start building your mentorship program today: Choose mentors who see training others as a growth opportunity, not a burden. Let employees earn their role as a mentor, and once the privilege is earned, use some kind of differentiation, such as different colored badges, to represent their new status. For the right people, mentoring is seen as recognition and reinforcement of their accomplishments. In organizations where the opportunity for growth might be scarce, or even nonexistent, mentoring programs offer an alternative way for more mature employees to continue to grow and learn.

FROM THE FACTORY FLOOR TO “FARMVILLE” Zynga, a leading developer of social games, uses mentorship programs to challenge and develop both its mentors and mentees.2 One such program pairs new graduates with Zynga employees for a one-week intensive boot camp designed to get green employees up to speed on the Zynga way. Once completed, mentors and mentees spend the next six months working together to examine Zynga’s different departments and focus areas, gaining a well-rounded perspective of the company and its goals, before mentees move on from the program.

When prospecting for mentors, look for: · Ability to listen. · Positive attitude. · Well-rounded knowledge of the company and various job duties. · Overall positive outlook regarding the job and opportunities at the company. Provide mentors within the first full week a new hire is on the job. Our research shows a spike in industrial turnover between the first 23 to 32 hours of work, so make those first days really count! Mentorship during the first week of a new hire’s placement helps alleviate questions and concerns (reducing anxiety and increasing engagement) and allows you to cover a wide range of orientation topics at a one-to-one ratio, including facility tours (don’t forget about the restrooms and breakroom!), team introductions, time-keeping procedures, and job training. You should also consider coordinating joint mentor and mentee break times. This will reinforce the learning culture and forge a lasting relationship between mentor and mentee.

Build checks into your program to understand what’s working and what’s not. Remember consistency is key: Every mentor must provide a similar experience. It pays off (in saved hiring and training costs) to hold mentors against a set of standards. This makes it easier to spot and eradicate the issues before they seriously impact your program and its effectiveness. We recommend using our Engagement Pulse Check (see access instructions below). METHODOLOGY INFORMATION COLLECTION Elwood Staffing compiled the information within from 1,258 anonymous responses to its April 2017 wage and benefits survey. A mix of client companies, business partners, and other local employers received the survey. Responses represent the starting wages and benefits offered to employees regardless of permanent or temporary status or a business relationship with Elwood Staffing. REGIONS We divide and report responses by region using the Census Bureau’s regional divisions as a guide, a methodology the Bureau of Labor Statistics also employs in many of its regional reports. SECTORS To best serve the needs of our client base and offer opportunity for comparison across sectors, responses were divided into three categories for analysis. Manufacturing This group includes only the respondents who self-identified with the manufacturing sector.

Distribution This group includes only the respondents who self-identified with the distribution sector.

All Sectors This group includes all respondents.

WAGE RANGES To eliminate data entry error, respondents selected hourly wage offerings for each position from a list broken into $0.50 buckets (e.g., $9.00-$9.49/hr). The wages listed throughout the document represent the top end of each range response, with an exception for the minimum wage offered. The minimum wage offered is represented by the bottom end of the lowest range provided by all respondents.

WAGE DISTRIBUTION CATEGORIES Min: the lowest starting wage offered by any responding facility 25th percentile: 3 out of 4 responding facilities offer a higher starting wage 50th percentile: 2 out of 4 responding facilities offer a higher starting wage 75th percentile: 1 out of 4 responding facilities offers a higher starting wage Max: the highest starting wage offered by any responding facility CALCULATIONS Where applicable, we report two pieces of information: 1) the percent of respondents that offers a group of benefits; and 2) within that group, the percent that offers each specific benefit. For example, the following calculations apply when a group of 1,000 respondents answers a question about bonuses:

· 700/1,000 = 70% of companies offer a bonus, and of those that do… · 400/700 = 57% offer a production bonus · 250/700 = 36% offer a holiday bonus · 345/700 = 49% offer a safety bonus · And so on…
