REACHING THE PEAK OF PERFORMANCE Joanna Barclay, Leadership Expert and Author, shares the basics of building a high performing culture within an organisation and how it can help employees grow to their full potential

Why is building a high performing workplace critical for organisations? When an organisation has a high performing workplace, chances are there is a high level of trust, collaboration and communication, with shared values and a strong culture. Your internal culture becomes your external brand. And therefore, with a strong external brand you will attract more clients and talent because you will be viewed as an industry leader. Unfortunately, statistics today show a growing level of disengagement within organisations. In particular, the National Singapore Happiness Survey results show Singaporeans are overall unhappy with their workplace culture. Imagine being unhappy at work. What impact do you think this state of mind has on performance, engagement and retention? With these results, it is not surprising the average levels of employee retention are between 20% and 30% in Singapore. Sadly, this situation seems to be accepted and is costing organisations way more than they realise. Studies have shown the cost of replacing an employee is between 80% and 200% of their annual income. This cost includes lost productivity, advertising, interviewing, and training. Change is also a constant in today’s business world, and high performance is directly related to an organisation’s level of adaptability and resilience. Regrettably, 70% of leaders fail in leading change, and that’s being conservative. How could leaders deal with change more effectively? By engaging staff in the change and investing in their workplace

culture, the “how” and the “doing the right thing”. When organisations invest in their corporate culture, they create what I like to call “cultural capital”. With cultural capital, your workplace culture is valued as a corporate resource and it is measured and managed like other valued corporate resources. Measuring and mapping a workplace culture practically guarantees higher performance, as everyone become conscious about what is working and what needs to change. We have found this process to be highly engaging. It empowers staff to take ownership and responsibility for the change necessary. It is also a very effective way for developing new mindsets, a critical factor in changing behaviour and developing a high performing workplace.

What role can HR play in fostering a great workplace culture? There is a new role today in organisations who are investing in cultural transformation. The official title is “Chief Culture Officer” (CCO), but the functions of the CCO can also be delivered by HR. These include: • Ensuring the new behaviours and programmes agreed to in the action plans are implemented and monitored to make sure they are providing the intended results. • Providing leadership and management development programmes that will support the new values and behaviours to achieve the desired strategic initiatives and future vision. • Leading annual cultural assessments to map

they need to be more trustworthy; if they want more respect, they need to give more respect. • Poor communication, a lack of dialogue, and not involving or engaging staff who wish to contribute their experiences and ideas. • Lack of inclusion in the change process, people feeling “done to” instead of being invited to be valued participants in the transformation journey from the very begining.

What are some key factors that derail an organisation from achieving a high performing culture?

What are you looking forward to during your presentation at the HR Summit 2016?

In my 30 years of business transformation experience, I have found there are three key factors that can derail an organisation from achieving a high performing culture: • An authorative and controlling leadership style, as opposed to a facilitative and collaborative style. The values of the leaders have a huge impact on creating the workplace culture. There must be one standard of values for all staff, including the leadership team. If cultural change is desired, it must start at the top. For example: if leaders wish to have more trust,

What is the core philosophy behind selfleadership? Do you ever feel that life is a test that you didn’t study for? Does work sometimes feel like a jigsaw puzzle and you are not sure if you have all the pieces? The reason is that we have been ill-prepared for success in the modern world. While the education system is catching up, it is still teaching mindsets and strategies for working and leading in a world that either no longer exists, or will soon be extinct. I believe “self leadership” is the vital missing ingredient. At its core, self-leadership is the ability to influence yourself in order to achieve your objectives. This puts the responsibility for motivated and focused action clearly with each individual. However, the reality of life and work is that success comes through collaboration towards a common goal. A team of self-leaders will be responsible for themselves, and accountable to that goal. Such a team will be innovative, motivated, communicative, flexible, and best suited to delivering results in a volatile and ambiguous environment. The leadership models of the past were designed to manage a static work force, which fulfilled the

same role for an extended period. These models are failing in a global environment of disruption where agility and mobility are the winning competencies. Successful organisations now need leaders at all levels, not just in the “C-suite”. This can be achieved by leaders developing their selfleadership and creating a culture of self-leaders at all levels of the organisation. Imagine the effect if customer-facing employees were fully responsible for their actions and clearly accountable for their results.

How should leaders lead themselves? The first step in developing self-leadership is increasing self-awareness. Recent studies show that about 83% of top performers score high in self-awareness, regardless of their industry or profession, and just two percent of low performers possess this critical factor. Self-awareness can be increased in many ways: journaling, reflection, feedback and psychometrics are just a few options. With self-awareness, leaders at any level can have and communicate self-confidence. Confidence is not thinking you are better than anyone else; it is knowing with certainty what you are good at, and that you can add value.

Why is the power of “no” important? When leading yourself or others, you must make effective decisions. In short, a decision is saying “yes” to one thing and “no” to another. Having worked with hundreds of leaders and thousands of people, I have found that the critical success factor is the ability to say “no”. Saying “no” to fear, self-doubt, self-criticism, limiting mindsets, bad habits, peer pressure, or dysfunctional practices. This creates the space to say “yes” to creativity, engagement, adaptability, feedback and success.

What are you looking forward to most at your HR Summit presentation? I am excited to be speaking at the HR Summit because I will be sharing self-leadership strategies, normally reserved just for my clients, that can empower leaders and organisations to be more effective from the inside out.

HR Summit’s much-cherished Dessert Safari has also been hit by HR fever and is back again for another year & Exhibition Centre, which introduced the Dessert Safari at the 2014 HR Summit. “Each booth ties in important trends to note for HR practitioners. Topics range from engaging a Millennial workforce to handling disruptions and then talent attraction. The featured desserts are also grouped and themed accordingly.”

ven this year’s Dessert Safari has decided to take a leaf out of the HR Summit 2016 book. Originally conceptualised by Suntec Singapore to increase the engagement between the HR Summit delegates and exhibition visitors, Suntec Singapore has upped the ante this year by incorporating key messages related to HR topics, to create a more immersive and relatable experience. Hence, the third edition of the Dessert Safari will fittingly resonate with HR themes via its nine dessert booths. “This truly immersive experience aims to serve up bite-sized takeaways for delegates in more ways than one,” says CH Kong, Senior Director, Marketing & Product Development, Suntec Singapore Convention

With more than 40,000 desserts having been consumed by delegates during last year’s Dessert Safari, they can again look forward to more delightful treats while mingling and networking with each other this year. The first station, entitled “Have Your Cake (and Eat it Too)”, will allow delegates to feed their sweet tooth and brains simultaneously. Delegates will enjoy delectable delights such as a live station of rainbow-dusted butter cream cupcakes, along with a buffet spread of raspberry-topped passion fruit cakes and matcha-infused cheesecakes, created by Chef Kwan Peng Kuen. For the second station, “Experience Never Gets Old” is the name of the game. “The silver tsunami of retiring Baby Boomers is a reality and a challenge in the workforce today,” CH explains. “While you work on reinventing policies for senior employees, take some time to savour these traditional oldies but goodies.” Attendees will be able to roll back the years with a live station of cinnamon doughnut rolls with chocolate sauce, while a buffet set-up of dewy mango puddings and assorted nonya “kuehs”, painstakingly crafted by Chef Mohd Fahmi, also await. The third station offers the theme of “Keep On Growing”.


Delegates will be treated to a live station of Chef Fong Weng Kueh’s cool coconut ice-cream crepes with peanuts and coriander, along with a sumptuous buffet spread of crunchy hazelnut royales and moist pistachio financiers. According to CH, disruptions are now becoming the new norm that HR managers must embrace. Based on the disruptive notion, a fourth station, “Expect the Unexpected”, has been crafted. “Taste these game-changing desserts made from unconventional ingredients, and be inspired to turn your challenges into opportunities,” he suggests. Delegates can look forward to Chef Wong Tai Boon’s live soy mango smoothie station along with a buffet-style spread of smoked salmon and avocado cheesecakes and sesame and vanilla panna cottas; firm favourites at last year’s HR Summit.

Millennials and the contingent workforce When it comes to stretching payroll budgets and competing for talent, CH says the ability to formulate the right mix of benefits and to match them to the right talent is crucial. “Hold that thought and dig into the variety of sweet treats here,” he states, introducing the fifth station, known as “Mix & Match”. Sure to delight attendees, this will serve up a live station of chocolate fountain with marshmallow and fruity dips, along with a buffet set-up of motley macaroons and totally fruity tartlets, with Chef Wei Wen Song behind the inspirational theme. The sixth station is dedicated to the millennial generation. Chef Michelle Kam has been tasked with planning “The Age of Millennials” station. She will oversee a live station of chocolate mousse cone, crunchy pearls and fizzy apricot dust along with a buffet line-up of lychee rose milk tea mousse cakes and yuzu mousse cakes. According to CH, HR managers are constantly assessing core competencies as they seek out the best possible recruits. This is the rationale behind the seventh station, aptly named “Down to the Core”. Strategised by Chef Vincent Lor, this consists of a live station of sesame glutinous rice balls coated with ground peanuts, sesame and coconut, and a buffet set-up of chocolate-coated cake pops and truffles coated with chocolate shavings.

The HR Summit 2016 is not exclusively reserved for high-flying C-Suite figures and HR executives. This year’s showpiece will also see young university talents impressing seasoned professionals with their HR know-how

nternationally renowned speakers and decorated HR professionals will not be the only ones engaging audiences with their high-powered presentations at HR Summit 2016. In this year’s edition of the event, HRM Asia is collaborating with the HR student bodies from Singapore Management University (SMU) and Nanyang Technological University (NTU) to support soon-to-be HR practitioners and the wider profession. Students from both universities took part in an HR essay writing competition, with one winner from each university having been afforded the stage to present a 20-minute TED-style talk at HR Summit 2016. The subject matter of this talk will focus on “What Organisations Should Take Note Of - Managing the Future Workforce”. The winners will also get free access to all of the Strategy sessions at the HR Summit 2016 as well as the chance to be personally mentored by Foo Chek Wee, Group HR Director of Zalora. After careful deliberation by competition judges Foo and Ong Chuon Yan, President of the Organisational Behaviour and HR Society, of SMU, Cheryl Anne Lim from SMU and Lee Chuen Heng from NTU were selected as the respective winners from each university.

Winning entries Lim, a second-year student whose prizewinning essay focused on the young

generation in the workforce, says her talk will be centered on how organisations can attract and retain millennial talent, as well as what millennials in Singapore can expect from employers. “I want to address some misconceptions and notions that millennials are ‘spoiled and entitled,’ and instead focus on the strengths that these workers possess in the digital age,” she explains. Lim says she is excited about meeting and learning from many distinguished guest speakers and HR practitioners at HR Summit 2016. “I believe I can learn so much from them and in return, the HR summit can also provide a platform for me to share my thoughts and fresh perspectives on the HR issues that many organisations face,” she says. Lee, a first-year student whose winning write-up revolved around conversations on work-life balance that he has shared with his close friends, says he hopes to tell a light-hearted story that will inspire the forerunners of HR to be on their marks to hand over the baton to the next generation. He is also eagerly awaiting the different speakers at HR Summit in order to get insights on topics not covered in the classroom. “I am also looking forward to meeting established HR professionals at the event to get their perspectives on developing myself to become a future leader in the HR community,” adds Lee.

Preparing for an impactful presentation Both judges said they would ensure that Lim and Lee receive guidance in refining the content that they will be presenting. “Besides this, we have also managed to get an award-winning speaker, Coen Tan, to coach them in the preparation of their presentation,” says Foo. HRM Asia’s collaboration with SMU and NTU also offers the chance for 20 other fortunate students to help out at the event, and also gain access to the Strategy, Retention, Talent, HRM and SME conference rooms to further their learning and develop new skills in workforce management. “Having this chance to attend the HR Summit will definitely be an eye-opening experience for them as they hear what thought leaders in the industry have to say about rising issues. Moreover, having access to the summit will give them a chance to network widely with HR professionals, which in my opinion, is invaluable,” Ong explains.

What are some things presenters should avoid doing when attempting a persuasive and powerful argument? There are several quick and easy ways to kill any persuasion attempt.

An “I-Focus”: Any presentation or pitch that is too presenter-focused (using words like “I”, “me”, and “my company”) instantly loses connection with the audience. Research shows that the most powerful word in the English language is the word “you”. If you want to give a persuasive presentation, give an audience-focused pitch.

No audience benefit: Any time you deliver a pitch, your audience is wondering: what’s in it for me? If you fail to clearly speak to your audience’s needs, you’ll lose.

IMPROVE YOUR MENTAL PERFORMANCE THROUGH NEUROSCIENCE Health performance and leadership expert Marcel Danne shares some tips on how HR can help employees improve their mental health, and stay at the top of their game How can chronic exhaustion among employees take a toll on a business? Chronic exhaustion is by far the greatest robber of performance capacity, employee engagement, adaptability, and yes, critical revenue for any organisation. In these challenging times, where many companies are forced to find creative ways to adapt to changing markets, they are often at the mercy of the collective adaptive capacity of their people. One of the greatest challenges with chronic exhaustion is our ability to identify whether it is prevalent throughout the organisation. For the many executives and workers I have worked with over the years, being fatigued is considered an expected state that is often perceived as being quite normal. Even worse, is that even today, many people still treat “burning the midnight oil” as a badge of honour and for them, it is a demonstration of their devotion to the organisation and the company’s mission. However, research is teaching us that, in fact, nothing could be further from the truth. An exhausted brain functions very differently from a rested brain. For starters, a rested brain needs much less energy and time to process new information, communicate effectively, learn new things, remember processes and details, resist distractions, and access creativity. In addition to this, a rested brain also tends to make fewer mistakes than a tired brain. Every single one of these cognitive processes is essential in day-to-day performance for any job-function. From there, one can easily imagine what the organisational performance capacity of an organisation

would look like if the majority of its executives suffered from chronic exhaustion. The dangers of a lack of awareness of one’s own fatigue levels should also be clear. This has been a fundamental question in my work. How insidious is chronic fatigue really? Well, in 2013, I set out to develop a tool that would help identify health, fatigue, and stress-related mental performance in teams of executives and help us answer that question. I researched 108 executives in Singapore who had an average age of 44 and were split evenly along gender lines. The majority of these executives selfassessed their fatigue and stress as being “marginal, but manageable”. However, after testing their brain performance and comparing their processing speeds with others in the same age group, I discovered that the average mental speed of processing in my research group was not 44, but a whopping 70 years old. What this means is that the brains of our workers are exhausted to such an extreme that they are performing their daily tasks with the performance capacity of a 70-year old brain. This realisation to me was earthshattering, as it shakes the entire foundation on which we build our industries. This became the catalyst for my book: HeadStrong Performance. I feel this is a topic that companies need to begin to pay attention to if they wish to achieve more and outgrow their performance ceilings.

What are three simple steps that HR can take to help employees improve their mental health? Recently, I had a conversation with the CEO of

After asking him what he did differently to achieve this amazing feat, he said to me that he implemented three steps that work hierarchically in his approach to organistional performance. In many aspects, the same three steps apply here as well. Mindset: As tool-based primates, our brains are programmed to think about innovating tools to help us overcome our challenges and achieve success. The predetermining factor is that innovation requires a specific type of mindset. Stanford University’s Carol Dweck speaks of a “Growth Mindset” versus a “Fixed Mindset”, where a growth mindset approaches challenges with a “can do” attitude and sees failure as a learning process that leads to greater experience and expertise in the future. On the other hand, a fixed mindset resists doing things differently and sees failure as a reflection on one’s inabilities and inadequacies. Interestingly, an exhausted and stressed brain tends to be more fixed-oriented than growth-oriented, which can be detrimental on many levels within the organisation. HR can help employees by first adapting a new mindset toward the understanding that health, and in particular mental health, is a viable business strategy with tangible, financial returns on investment. It has essential secondary benefits that improve the lives of each individual in all areas of their lives. Thus, we need to stop treating the health and wellbeing of our talent as one of those things we consider when we have enough time and budget, which will never actually happen. One of the greatest investments a company can ever

make is in the mental capacity of its people. Process: Once we have adapted this new mindset, we can begin to influence the mindsets of others within our organisation through strategising awareness programmes and training initiatives that are delivered from the top down throughout the entire organisation. Everyone within the organisation should be exposed to some form of self-care training and awareness campaigns so they can begin to take charge of their own mental wellbeing. Tools: Finally, a number of tools may need to be implemented to help assess need and evaluate progress throughout the organisation, which is not difficult to do. Existing metrics, such as culture surveys and 360-degree feedbacks, can easily be complemented with health and wellness surveys.

What are you looking forward to during your Workforce Strategy Session at the HR Summit Expo in Singapore? Every time I speak at conferences, deliver keynotes, or even during my workshops, I’m always excited at the prospect of giving my audience “light bulb” and “aha” moments that will inspire them to think differently about how they are approaching their work. In my experience, success is not measured by the challenges we overcome, but by the courage we exhibit when overcoming them. I really look forward to inspiring someone in the audience to think differently about their HR approach and to exhibit the courage to openly challenge the idea that chronic fatigue is normal within their organisations.
