Dear Friends, The digital revolution is transforming the business landscape at a frenetic pace. Tools, techniques and tactics that worked yesterday are no longer inadequate to meet the demands for tomorrow. We need new paradigms for leadership and strategy—and innovative managerial talent to position Indian businesses to capitalize on the emerging opportunities. So, it is with great pride and delight I present the seventh edition of the NEXT100 book that features the bright stars of India’s IT manager community. These are the people, we believe, have the skills, talent and ambition to take on the role of Chief Information Officers (CIOs). All the award winners featured in book have been selected through a comprehensive three-stage process that was executed over a period of four months. The call for applications was made in mid-June, and hundreds of people responded. All qualified applicants were invited to undertake a set of psychometric tests to determine their personality traits and leadership styles. Reference checks for qualified candidates were also conducted, before a list of shortlisted candidates prepared for interviews by India’s leading CIOs. As in the years past, the selection criteria for the NEXT100 awards was reviewed and ratified by the NEXT100 jury members, and the final list of award winners was prepared using a proprietary scoring model that assigns carefully calibrated weights to various factors, including educational qualifications, quality of work experience, jury interviews and referee recommendations. I am proud to note that the NEXT100 awards have become one of India’s most recognized accolades for the IT manager community. This a testimony to its contemporary, robust and unbiased selection process. The evidence of its success is in the tens of past awardees who have taken up greater responsibilities and senior roles—and are making a difference. Many have also become CIOs. I am confident that all our NEXT100 2016 award winners will also go on to accomplish great things in the future. Methodology The selection process for the NEXT100 2016 commenced in June 2015 with a call for applications. The entire IT manager community was informed through a series of e-mails, print advertisements, and the social media. By the first week of August 2016, more than 3,700 aspirants had registered for the process. The selection of the award winners was done through a three-stage process, as in the past years. In the first stage, all award aspirants had to complete a detailed application form—and provide extensive personal and professional information, including education, technical skills and work experience. They also had to nominate referees who could support their claim for consideration for the award. In the second stage, applicants took two psychometric tests to evaluate their personality profiles and leadership styles. Both tests were administered online by Paris-based Central Test International. Every applicant who completed the two tests received a free, personalized copy of the assessment reports for reference. The NEXT100 jury members identified a set of criteria (including education, length and quality of work experience) to prepare a short list of candidates for the interview stage. Every shortlisted candidate was independently interviewed by two NEXT100 jury members. Separately, independent recommendations were obtained for each candidate from the designated referees, including current supervisors. The scores and evaluations assigned to all candidates in every stage of the selection process were input into a proprietary scoring model that assigns carefully calibrated weights to various factors. The final list of NEXT100 award recipients, listed in this book, is an outcome of this scoring model. To ensure that the NEXT100 awards are completely fair and unbiased, no member of the IT NEXT editorial team was involved in the selection or elimination of the award winners, nor are editors and staff of IT Next magazine a part of the jury panel. As in past years, the NEXT100 awards program draws on the knowledge and support of the CIO community. Forty nine senior executives who comprise the jury of the NEXT100 awards, collectively represent many hundreds of years experience in IT and corporate management, were involved as advisors, interviewers and selectors this year. The jury panel debated, deliberated and decided on the award winner selection process—and conducted detailed interviews of all shortlisted applicants.

Personality Test & Managerial Style Inventory Test All aspirants for the NEXT100 awards take two psychometric evaluations—a personality test and a managerial style test—that are administered by Paris-based Central Test. The results of the tests are factored into the total evaluation of the candidate. All candidates who take the evaluations receive detailed personalized reports that can be used for self development. The Central Test Personality Inventory for Professionals (CTPI-R) test provides an assessment of work related personality traits that play a crucial role in performance. According to the test designers, CTPI-R conforms to the standards of scientific validation set out by the International Test Commission, and the American Psychological Association. The workplace competencies are defined as “clusters of knowledge, skills and attitudes that are predictive of superior performance in a given job”. According to Central Test, the competency scores in the CTPI-R are not a ‘direct assessment’ of competencies but an ‘assessment of proximity’ of the test taker to the profile of others

who have demonstrated a high level of that specific competency. The assumption behind this method of evaluation is that people with similar profiles will be more likely to exhibit similar abilities. As the scores are derived from an assessment of proximity to an ideal profile, they give an indication of the extent to which the candidate is psychologically inclined towards high performance on a specific competency. The score on each dimension of competency also provides an indication of the extent to which the person is trainable on each competency. The second psychometric evaluation, the Management Style Inventory Test, assesses a candidate’s aptitude for leadership— and identifies their managerial style. The test uses seven important management dimensions (Innovation, Global Vision, Conceptual, Reflective, Affiliation, Intervention and PeopleOrientation) to determine the proximity of the candidate’s profile to typical management roles like Chief Executive, Motivator, Project Manager, Entrepreneur, Expert, Strategist and Executive Manager.

Personality Profile Workplace Competencies According to Central Test, the CTPI-R test has been standardized on an international group of 5000+ working managerial professionals. The test uses a continuous scale of 0 to 100% to deduce 21 competencies that are relevant in the workplace. The conclusions are based on statistical studies and theoretical models. This year’s NEXT100 award winners exhibited high scores on work competencies like Resilience, Challenge and Innovation, and low on Supervision and Caution. The biggest difference in scores between the NEXT100 winners and other applicants was in Business Acumen. The other two areas where the difference was significant are Innovation and Decision Making. The overall analysis of the personality characteristics of the NEXT100 award winners indicates that they scored high on attributes like Experimental, Optimism, Surpassing and Self Confidence, while scoring relatively lower on Control. When compared to other applicants, the NEXT100 winners exhibited noticeable differences in being Rule Conscientious, and on Trust.

Management Style The Management Style Inventory test assesses a person’s preferred style of leadership and management on seven dichotomous dimensions. Attributes like Innovation, Global Vision, Conceptual and Reflective Thinking, Affiliation, Intervention and People- Orientation are measured on a scale of 0 to 10, with 0 indicating a low level and 10 indicating a high level. The test has 49 questions in forced choice format, and the outcome is a graphical presentation of the inherent leadership qualities and management style. Overall, the NEXT100 group recorded relatively high scores on Innovation, Reflective and Conceptual Thinking, and low on Intervention. The biggest difference between the NEXT100 winners and other applicants was seen in Innovation. 7.0

Management Profiles The Management Style test also provides an indication of how closely a candidate’s profile conforms to a seven salient management roles viz. Chief Executive, Strategist, entrepreneur, Motivator, project manager Executive manager and Expert. The proximity to each role is measured on a scale of 0 to 100%.

The management profiles exhibited most frequently by the NEXT100 award winner group are that of Strategist, Project Manager and Motivator. The profile that was least commonly displayed was of that of Chief Executive. When compared with other applicants, the NEXT100 winners tended to more strongly exhibit the characteristics of Project Manager and Strategist.

One of the most interesting questions in every organization is why only some people are passionate and committed to their work? Why are the majority of the employees not as passionate as the few? Dr. Raj Kumar Sharma

hat are the reasons for this kind of behavior? What makes them behave differently? It is, in fact, a very complex subject and I have always been intrigued about what really motivates a person to deliver more than 100% and what does not. There are different kinds of employees and let me try to differentiate them by their behavioral traits in the following categories: 1. Employees who are very passionate and committed to their work. They are true performers and do not need drive from external factors. 2. Employees who appear to be very dedicated and passionate but do not perform. 3. Employees who are neither serious nor passionate nor hardworking about their work and are average performers. 4. Employees who demonstrate to be loyal, hardworking but are always busy in spreading negativity in the organization. Of course, we can categorize employees into many more categories, but for the purposes of this article, we will restrict ourselves to the above four categories. Let us take a deep dive and try to understand some behavioral aspects and characteristics of these people and what really makes them the way they are. Every human is different and human behavior is the most complex subject to understand. In a particular situation, individuals can behave in a variety of ways. Let us consider some situations and understand how different people act to help us develop a deeper appreciation of employee behavior and how to change it for the better. We all know that only 20 to 30% of the employees in any organization are “super performers,” about 70 to 80% of the employees are average performers and 10 to

20% are under performers. These stats are more or less same in all the organizations. So what is different about these 20 to 30% that are “super performers”? Let us take a look at a few situations

Situation 1

“You have been working in a sales support function and, based on your commitment and dedication, management decided to upgrade you in a full sales role. You have the challenge to prove yourself and to continue on the growth path. While you are on the verge of closing a major deal, you encounter a personal problem.” Let us evaluate in this situation what will be the different kind of responses. a. As a passionate and committed employee, you will immediately prioritize your time so that you are able to devote time to addressing both work and personal life with equal passion and dedication. You will not let anything slip out of your hands as you equally own both the activities with the same level of priority. You will burn extra hours and run that extra mile to ensure work does not suffer. Time and dedication to win will not be a constraint for this kind of employee. b. The second kind of employees will try to show that they are giving equal priority to work and the personal issue. In reality, they will not be focused on either but rather on themselves only. However, they are good at creating a perception otherwise. c. The third set of employees will conveniently divert all attention to the personal issue leaving their work to its own fate. Attention will only be given to work once the personal matter has been fully resolved. This lack of

attention shows shifting priorities and the lack of ownership. d. The fourth set of employees will just demonstrate their helplessness due to the tremendous stress on the personal front while at the same time criticizing the work situation as not being cooperative. Let us now look at another situation which is more personal but has probably happened to many of us.

Situation 2

“You fall in love at first sight with a girl who travels in the same bus as you and you are desperate to strike up a friendship and express your love.” I have used this real life situation to analyze to explain in a very easy to understand the comparison. I hope this explanation will make sense to all. When you fall in love with someone, you have a natural aspiration or more simply a kick to achieve it. You are very clear about your goal, and you will put in all your energy to achieve that purpose as it is linked to your personal aspiration and happiness. Any person in this situation will be slow, steady and careful. You will first perform thorough “research” to understand your target’s likes, dislikes, friends, social circle, environment, family, place of work, place of residence, etc. Once you have gathered in-depth knowledge, you will be in a better position to take the next step to make a proposition. Not only to make the proposition, but you will also be in a much better position to handle any objection. You will be well prepared and will always put your best foot forward. You will never give up until you win and will try to find ways and means of pleasing your new love. The above two situations explain to us

clearly that people behave differently in the same conditions. If it is a personal aspiration the level of drive and ownership is much higher but when it comes to the workplace the level of drive and ownership changes, not because the person is not capable of performing but because the degree of ownership is different. So let us now try to understand what factors make us behave that way. As per my understanding of human behavior, the principal factor driving this behavior is “Ownership” which drives the commitment and passion to achieve. I believe that ownership is the key to human behavior. The reason why employees behave differently is the sense of ownership. The reason why only 20% of the employees are “super performers” is this. For personal goals, each one of us puts 100% of our effort behind it, and we do not worry about the time taken. We go all out to achieve our personal objectives. Why is it then that our behavior changes at the workplace? The reason is very simple; our workplace is just a workplace; this is not mine, and I go there to work for eight hours and earn my salary. Just like everyone else. Ownership does not come from outside and can’t be imposed; it has to be felt and realized from inside. One has to own one’s workplace as equally as any other personal objective. This is the reason that we see only 20% of employees performing at a high level. We buy expensive clothes for ourselves; we eat the best possible food for ourselves; we buy the latest gadgets for ourselves; we spend money on our and our families’ happiness since there is an element of me and mine and we do it for ourselves. Somewhere along the line, we fail to realize and understand that the workplace is our career, it is our source of income, it is the place which helps us to prosper. So how can a workplace be not ours or mine? In fact, it can be argued that the workplace is the most important and personal asset in life as it is this which lets us drive and fulfill our personal ambitions and aspirations. Let’s understand this in a more structured way. We all have needs, desires, and

Only 20 to 30% of the employees in any organization are “Super Performers” aspirations. These start from the moment we are born. They are driven by personality, social environments, self-esteem, and a need for security & respect. In order to achieve these, we invest in ourselves throughout our lives. However, life is constantly changing as are socio-economic conditions and technology which is leading to an increasingly competitive society. This continuous change is also changing our needs, desires and aspirations. Our needs and aspirations stay with us despite the world around us changing, and we stop to re-skill ourselves and strengthen our capabilities to be competitive and relevant. Some of us continue with the same sense of ownership as the life changes and moves forward. We keep investing in our physical assets but stop investing in our intellectual property. As a result, we shy away from taking ownership as we are not prepared and start seeking a place where we can fit and still earn more. We start behaving the way employees in 2, 3 & 4 category behave. A capable and skilled person is always ready to take ownership and challenge anytime and every time. A well-prepared employee never looks

back and never demonstrates different levels of ownership. He /She is clear that aspirations and desires can only be fulfilled by being a performer and, to be a performer you have to own and live your job profile as we live our personal lives. Finally, I would summarize the characteristics of performing employees as follows: 1. Ownership & drive to achieve. 2. Aspire and think big. 3. Accept challenges 4. Continuous re-skilling and upgrading of knowledge. To wrap up this article, and if I have to summarize the discussion points, we all have needs, desires and aspirations. These are not just our own but also of the dependents we have in the family. These aspirations drive our behavior; however, the ability to perform and over-perform is based on our capability and skills. Our capability and skills, backed by our desires and aspirations, drive our behavior in both personal and work environments. As the world is changing continuously, our needs and aspirations also keep changing and so does the competition in the marketplace. To keep up with the times and to ensure that we are always ahead of the ever changing socio-economic environment, it is important that we invest continuously in the development of our skills as well. Those who shy away from investing in themselves will ultimately be left behind and will end up stuck in the categories 2,3 & 4 mentioned earlier in this article. So, be a super performer - take ownership, accept challenges and Invest in yourself as you do in your clothes, food and other assets of life and never stop thinking big
