SOLVE WORKS TO IMPROVE SOCIETY’S RELATIONSHIP WITH WORK

In a nutshell, SOLVE is a leadership consulting firm committed to helping businesses improve their hiring and promotion decisions, develop exceptional leaders, and create great places to work, President Merle Riepe said. The objectives for SOLVE’s clients include retaining top performers, fostering effective leadership and enhancing profitability.

“Our purpose is to improve society’s relationship with work,” he said. “You’ve no doubt seen the data that’s out there on engagement, the great resignation, and quiet quitting … A lot of it’s been going on for quite some time, but it’s just getting more attention now.”

Riepe said it’s the relationships themselves — while they’re still active — that really need the attention.

“If we, for most people, describe that relationship as a ‘marriage,’ there’ll be a lot of unhappy marriages,” he said, adding that some of those relationships aren’t necessarily unhappy, but they’re not the best they can be.

“We’re trying to help both the organizations and the individuals, typically the leaders, work through some of those challenges. Our team are psychologists, largely, and so we bring a lot of the proven tools and

techniques from psychology and apply those to the people at work.”

Besides leadership development & executive coaching and consulting for hiring, SOLVE’s services also include succession planning and strategic planning as well as advising on employee engagement and diversity, equity and inclusion.

Workplace culture doesn’t have to be broken and a company doesn’t have to be struggling to benefit from SOLVE’s services, Riepe emphasized. Many clients see executive and/or leadership development as an investment in their most important resource: people.

Liz Mazzotta, chief administrative officer for Mutual of Omaha, said that her company utilizes SOLVE’s assessment and leadership development consultation services to support efforts to “find the right talent for the right roles in our organization.”

“We collaborate effectively with SOLVE, who understands our culture and our focus on fostering an environment where everyone can be at their best,” she said. “Providing opportunities for learning and growth is important so all our associates can expand their skillset and become the best version of themselves. We value SOLVE as a partner.”

SOLVE was officially launched in December 2016. From the beginning, its leadership team, including Riepe and his former business partner Virginia Collins (who is now retired), drew from decades of experience in the sector. The company is based in Omaha and now has a second facility in Scottsdale, Arizona.

“We branched out from one of the top insurance brokers in town,” Riepe said. “And so we’ve been doing this for 25-odd years.”

“SOLVE — and specifically Merle Riepe — has been a partner of Great Plains Communications for many years,” Foje said. “We know we can rely on Merle to assist with employee development, executive coaching, and our 360 program. Merle knows our company and is familiar with many of our employees, which goes a long way with executive coaching and facilitating group meetings. His expertise has been very valuable to us in several situations, and he is an important partner.”

“SOLVE experts listen first and develop a deep knowledge of the HDR organization and our culture. We know that each organization and individual are unique,” Keen said. “Their experts think through the interpersonal dynamics in such a way that provides us with insight into our company and

our leaders, and then develop practice strategies that we can implement. The strategies are tailored to our company and our leaders. We do not focus on theory; our discussions focus on strategy and desired outcomes.”

Much of SOLVE’s business comes through referrals, Riepe said. Although many clients simply want to make a good organization better, clients may reach out in times of change, even when the change is positive like during times of growth and expansion.

“We talk about how you scale leadership as you scale the company,” Riepe said. “We have some mid-sized and even smaller businesses that are seeing tremendous growth and leaders are getting promoted and moved up within the organization. When that happens, there are things that you have to let go as a leader, otherwise it ends up surfacing in the way of micromanagement, unwillingness to delegate and everything going through one central piece. That just slows down the productivity, the profitability of the organization.”

SOLVE helps “unplug” areas that are a challenge, Riepe said. However, his coaching practice isn’t about “fixing” people or coercing them into change, but rather comes from a place of empathy and inspiration when people are ready to embrace professional growth.

“I always say that I can’t force anyone to see anything they don’t want to see,” he explained. “Nobody likes to be told what to do or what they’re not doing right.”

Businesses are not only getting back to more normal operations after weathering the COVID-19 pandemic, Riepe added, but also ready to make positive changes for a better future. So, SOLVE’s services are as important as ever.

“People have more leverage than they’ve ever had before over organizations,” he said. “My clients have the challenge of securing and recruiting talent, retaining talent, the opportunity to show people that we value them, we connect with them. One of the things that almost all of them do is provide leaders with development opportunity, as a benefit … It’s really that investment again, in people. And that’s why we believe it’s just so critically important.”

“[HR managers are] spending less time proving themselves as leaders and allowing employees and team members to prove themselves,” Fredrickson said. “There was a lot of call for virtual classes, now there are very few who want them.”

Owen said that after the pandemic employees began to reconsider what was important to them.

“Work-life balance is now more important than ever,” she said.

There has been more conversation surrounding retention strategy than ever before, as a reported 78% of managers are concerned top talent will leave, according to Michala Anderson, Omahabased branch manager for Robert Half.

Eighty-three percent of HR managers say they’ve added new perks in response to the hiring market.

“Locally that’s been reflected through flexibility — not only where employees work, but when,” Anderson said. “Along with flextime, we’ve seen compensation adjustments. When [you] look at compensation trends for our accounting operations contract talent, from January to October there was a $2 per hour average increase in pay rate, and [for] higher-level accounting positions we’re seeing up to $7 per hour wage increases.”

One of the factors affecting the changing HR landscape is whether an organization will have a hybrid, remote, or in-office workforce. A remote workforce has limited in-person attendance, and hybrid workforce location and schedules

“I think the two biggest things affecting the changing landscape are remote work models and unemployment rates,” Anderson said. “Employees who previously were only able to consider local jobs, now have the capability of taking a position where they are fully remote.”

With businesses restructuring, HR departments are learning how agile they can be.

“Whether your business has increased or decreased, many organizations and HR departments are restructuring how they operate to meet current demands,” Leadership Resources President Greg Gaggini said.

Adapting to and managing continuous and ongoing change has been a major hurdle for many. HR departments are focusing on retaining talent, or even cutting talent back, and asking remaining team members to take on more responsibility.

HR departments are also learning to be flexible with how work is done and how information is delivered, such as how to communicate and get engagement virtually.

Things to Come

With things settling down, Fredrickson expects to see more balance for those in the HR world, which has been missing for the past couple of years.

“I see HR environments improving tools and resources for employees and managers, allowing more responsibility for developing and coaching employees back on the managers rather than sending them to HR for coaching,” Fredrickson said. “Those who manage or lead others are going to have to get better at true leadership.”

Fredrickson also expects that HR leaders will have to listen more to the individual needs of employees.

“Companies who [once] believed their best employees wouldn’t leave now realize the fact that people will change companies to a place that will meet their needs,” Fredrickson said. “And many companies have paid attention and get it. Those that don’t pay attention [will] lose.”

Leaders have also acknowledged that their employees are driven by different desires.

“Strategic HR leaders realize a blanket approach to developing their leaders doesn’t work,” Bianchi said. “They are investing in those who want to grow and develop. Growth doesn’t always mean promotions and [money]. Growth means ‘I want to be a better leader; how do I get there?’ I think they’re looking for those people inside their organization.”

Organization budgets are being trimmed, Bianchi said, and HR departments are looking for the best ways to spend those limited dollars.

Many of the current trends will continue into 2023, forcing HR departments and organizations to take a deeper look at their company culture. What are they doing to keep a lean operation while maintaining their top talent and not driving burnout?

“Soft skills are also becoming just as important as technical skills,” Gaggini said. “The need for skills like empathy, emotional intelligence, mindfulness, adaptability, and resilience are essential in today’s workforce, especially when that workforce is remote or hybrid. Leaders need to be able to recognize and understand the struggles their teams are facing, from an internal and external perspective.”

Evolving HR Training

Gaggini said Leadership Resources is continually updating its programs to meet industry trends and needs. For example, leaders at all levels are struggling to bring EQ (emotional intelligence) to life and utilize the skills on a day-to-day basis.

“Seeing this struggle with so many of our clients, led us to rewrite our ‘EQ‘ series this past year,” Gaggini said. “We moved away from a more traditional, theoretical approach to an applicationbased program. Our unique ‘EQ‘ series now teaches leaders how to make emotional intelligence a part of their daily life.”

The firm has also made programs and content more accessible, offering virtual sessions and providing learning management software to its clients. This

has allowed the firm to expand outside of the Midwest.

“As stress in the overall atmosphere has increased and turnover and retention have escalated, it’s essential to position your HR department as a

catalyst for creating high-performing leaders,” Gaggini said. “Not only will this improve your bottom line, but it will also transform your culture into a sustainable and thriving place to work.”

Solution Seekers

LOCAL TECH FIRMS GAIN MOMENTUM

Nebraska is home to a wide range of innovative tech startups. Many are identifying avenues for growth.

Kathryn Pauley has good reason to feel optimistic. As creative lead, she and her team at Crescent are powering startups, businesses, and individuals through an environment plagued by uncertainty with a smart cash management platform.

Pauley described the growth in Crescent over the past year as “exponential.”

“As is the goal of any pre-series A startup, we’ve been hard at work to achieve our product market fit,” Pauley said. “It’s a grueling process that involves months of

research, interviews, product development, and trial and error.”

She said the company is seeing “positive traction” among early clients and investors after acquiring considerable knowledge from earlier product iterations.

“We’re seeing a notable shift in behavior in how companies manage their idle capital,” Pauley added. “Companies keep capital on hand for numerous reasons — be it to fund payroll, pay for inventory, a rainyday fund — and those funds typically sit in bank accounts earning next to nothing as they wait to be deployed.

“With recent rough economic conditions,

more and more companies are warming to the idea of turning their idle capital into earnings for growth (while maintaining liquidity and safety).”

Pauley characterized Crescent as a “complementary layer,” putting cash to work without interrupting daily operations.

Going forward, she sees the uncertain economic and market conditions as requiring businesses of all sizes to carefully consider capital and resource allocation.

“As a young company, this is a perfect opportunity for us to continue to build trust with new clients and prove the value Crescent can bring to businesses,” Pauley remarked. “The more options we can give to our clients in curated yield opportunities, the better they can diversify their portfolios and prepare for hostile economic conditions.”

She said the plan is to add yield and investment sources, using their technology to quickly “plug in” new, high-performing yields without service interruptions.

“Earlier this year, Crescent shifted from a [business-to-consumer] to a B2B company,” Pauley stated. “After months of product exploration and research with our new client base, we’re excited to expand our yield offerings across asset classes and continue releasing new features that further reduce friction for businesses.”

Beyond that, she said, the company is poised to add new talent to the team.

Automation in 2023

True to its name, Retail Aware’s smart solutions support retail environments nationwide.

CEO Keith Fix described year-on-year

growth for the in-store data collecting company as “transformative.”

“This year we grew our top line in our core business, spun up a new hardware manufacturing facility as part of the Granary campus in Ralston, and expanded our in-store sensor offering to automate realtime out-of-stock alerts for clients such as beverage distributors,” he summed up.

All of these bright spots have been driven, according to Fix, by the need for automation and real-time, actionable data within an environment plagued by supply chains that have yet to catch up from the pandemic.

“We saw labor shortages hit especially hard at the beginning of this year,” Fix added. “Coupled with tremendous consumer demand coming out of the pandemic, the timing is right for clients to make the technological investments needed to support current growth and get ahead of rapidly shifting consumer behavior.”

Fix indicated that he is also buoyed by artificial intelligence (AI) advancements; notably, he referred to applied and generative AI as one of the “major disruptive tech themes” going into the new year.

“For those unfamiliar, applied AI is exactly as it sounds,” he explained. “It’s applying artificial intelligence to solve specific problems across industry. Whether that’s helping power Bear Robotic’s Servi robot that busses tables in restaurants, or better fraud detection systems for banks, to even talent management solutions — we’ll see AI baked into more tools than ever.”

Fix said that he is also bullish on generative AI, which, he noted, “may have its breakout year in 2023.”

automatically generate text, images and videos.

Fix has been one of the thought leaders in AI for a long time. But it is only now that he is seeing related tools become “commonplace.”

“SaaS tools without AI will feel like the pen and paper of yesteryear,” he stated.

Furthermore, for 2023, the biggest opportunities can be boiled down to one word: “automation.” And it’s been a long road.

“Starting with self-checkout, to now cleaning robots, electronic shelf price tags, and automated shelf stock sensing technology … the goal is to reduce overhead [and] eliminate mundane/manual tasks, allowing workers to be more productive, engage with shoppers and improve store

performance,” he said. “This is in direct response to managing rising labor costs, high turnover and worker shortages.”

He indicated all companies, regardless of industry, need to become more efficient and use automation to solve such challenges. Retail Aware is taking a hard look, as Fix said most are, at various areas of spending and “throttling down” to adjust for macroenvironmental headwinds.

“We’re starting to the see signs of softening demand in consumer spending — it’s hidden behind retail sales totals because total spend is higher comparatively to 2019,” he said. “Consumers are getting less for more money. This uncertainty will trickle down and impact how and where businesses invest in the next year.”

Moving Forward

Transportation has certainly been no stranger to headwinds, no less the challenges related to the shortfall of drivers to get our goods from point “A” to point “B.” DriverDOC’s software was designed to elevate how those drivers are deployed, taking the headaches out of the process and elevating client-companies’ performance.

CFO and Treasurer Julia Kolar described its growth as “two-fold.”

“First, is incredible growth in the tech stack to provide [application programming interface] and integration capabilities for our customers and additional features to better serve the data needs of the supply chain,” she said. “Second, is an increase in the diversity of customers served to include

brokerages, internal logistics departments and logistics companies.”

The greatest factor contributing to such growth, according to Kolar, is customers’ direct and valuable feedback about their product.

Navigating Amazon YEAR 5 GROWS STRATEGICALLY VIA AMAZON SALES CONSULTING

As the brick-and-mortar retail world changed and the online marketplace — specifically Amazon — grew over the past decade, Scott Moller, co-founder of Omaha’s Year 5, saw a huge opportunity.

“I first ventured into self-employment in the fall of 2000 out of my apartment with SCM & Associates, specializing in seminar-based nonprofit special event consulting,” Moller said. “In the summer of 2002, my wife came home with an idea to start her own handbag retail business, Material Girl, which is now celebrating 20 years. I was helping her get the business off the ground — teaching myself the fairly new online world.”

Early Advantage

It wasn’t long after that when in 2003 he was prompted to try Pay Per Click (PPC) advertising on Google.

At a mere three cents per click (Year 5 now has clients that spend $10 or more per click), Moller tried PPC and within 30 minutes he got his first online order.

“I immediately left my consulting business, changing my direction

to focus fully toward online sales,” he said. “In May 2009, Amazon emailed me to try their new program Amazon Prime as I had just started testing out selling one product, the Invisibelt. I listened and went from selling 30 a month to 30 a day.

“Again, I immediately realized this opportunity and shifted my focus to nearly 100% Amazon, and it’s been that way since.”

For the next eight years, the business operated as a typical seller on Amazon, buying wholesale and selling retail.

As Amazon grew, Moller noticed that some brands were having difficulties knowing who the sellers of their products were.

That is when Year 5 was born. Moller co-founded the company with his brother, Brock Moller.

“Once this happened, we realized that it was a matter of time before other brands did the same thing,” he said.

of their brand, be represented properly and benefit from the full profitability of being the only seller.

The company now works with dozens of brands across 22 states.

“Year 5 has simply evolved from being in the retail industry for 20 years,” Moller said.

The company does a range of services from listing creation to advertising execution to inventory management and customer service.

“We research our client’s brand/products to discover their potential on Amazon, the level of competition that exists, and help them see their ability to make an impact,” he said. “We expect our clients to vet us as much as we vet them.”

Work is done under the brand’s own Amazon account, so Year 5 is truly a hidden arm for the companies it manages.

“Our clients own 100% of the work we do for them,” Moller said. “We save clients from hiring staff while providing invaluable continuity as we connect four staff members to every brand.”

Standing Out

Year 5 is also an approved member of Amazon’s Service Provider Network, which provides the connection to current Amazon sellers who are looking for full-account management services.

“Year 5 has grown because we’ve never taken on a client in order to meet overhead,” Moller said. “When the person across from you can be given respect, it will most always be reciprocated, increasing collaboration and the desire to work together. If it isn’t, they are absolutely welcome to work with someone else. The growth simply needs to be responsible.”

Out of 1.9 million active global Amazon sellers, the company was one of 100 recently invited to the first annual Amazon Accelerate seller conference in Seattle to meet with Amazon executives.

The Moller brothers also have a business, Grill Sergeant, which sells its grilling products on Amazon.
