There’s always a sense of renewed enthusiasm at the start of a new year. Inevitably we chant intentions of being healthier, better organized, career moves and financial freedom. Yet often what transpires tells a very different story. Despite our best intentions, days roll into weeks, weeks roll into months and before we know it we’re half way through another year and hurtling to year end with gusto. 2013 promises to be another challenge and will no doubt test the metal of the recruitment industry once again. Nicholas is a veteran of the recruitment industry. With a career spanning 17 years Nicholas cut his teeth in the fast paced world of finance recruitment in London before returning to Australia to, at just 26 years of age, start his first recruitment business.
A decade later, in 2006, Nicholas founded astutepayroll.com, and with his business partner, Marcus Webb, has grown the company into the largest online Temp & Contractor management application provider in Australia. Nicholas has completed post graduate studies in Commerce, Accounting, and Business with Sydney University and is completing an MBA with Southern Cross University. He is a Fellow of the AHRI, a Fellow of the RCSA, and a Member of the AICD.

What will the top tech trends be in 2013? Here are the four trends that I think will be the most important for Recruiters’ in 2013:
Predictive analysis During 2013, Recruiters will start using data consolidation tools so data from multiple sources can be centralised. Once centralised you can analyse what is happening in your recruiting strategy and make better strategic decisions.
Social recruiting The value of social media in recruiting is immense. Not only does it provide a great way to engage with candidates on a platform where they feel comfortable but it also provides a wealth of new data points to evaluate candidates. During 2013, clever Recruiters will start incorporating social media contacts in their RMS and will start tracking social media job clicks alongside job board clicks.
Social networks will morph into talent networks Recruiters are increasingly looking for ways to capture, and engage with qualified candidates. Turning your ‘Social Network’ into a ‘Talent Network’ provides a tremendous way to build and cultivate these relationships, and we should see an evolution of this concept in 2013.
The entire recruitment process will move to the cloud using integrated applications Instead of spending money on aging systems and bloated software programs Recruiters are focussing more on cloud-based applications that serve and streamline their business processes better. Cloudbased applications are faster, more efficient, and cost less. A great example of this is my firm’s application, astutepayroll.com. 2013 the year ahead As the world continues to evolve successful organisations have started to realise that a technology solution, while in the short term saves money … long term the relationship suffers. As an example organisations ditching their robotic telephone systems for a friendly receptionist. Over the last three years I have progressively seen many organisations, including recruitment agencies, realise that a lack of focus has left them exposed and that being all to everyone, or stretching yourself too thin, will ultimately cause problems. The market is moving and if the USA and UK are any indicators of what is to come (and let’s face it, it has already started here) a focused specialised approach is required. My 99 year old grandmother in London has always told me nothing is ever new and by keeping things simple you will go far. If anything the GFC taught us all a very valuable lesson … keep it simple and focus. I am seeing this with clients on both sides of the fence, realising you can’t have a finger in every pie. Companies are getting smarter in their requirements (and demands) and progressive recruiters are realising through strategic change and leveraging off partners, they can position themselves better for their future. 2013 is CXC Global’s 21st birthday and boy have there been some changes over the years. Essentially as an outsourced service provider it has always been CXC’s goal to add value to both the contractor and the recruiter by removing as many challenges and tasks as possible, so they can do their work better. And with margins getting tighter and wages increasing, you as a business need to ensure the square meter usage in your office is earning the most money for you. Contrary to what many may think Contractor Management Organisations like CXC exist to help organisations increase profitability by taking away mundane tasks and keeping up to speed on all the legislative hurdles that are thrown down upon industry on a regular basis. New directions The 2012 year has been another challenging year for the industry. Overall, it has not been too dissimilar to 2011. In both years, it has been difficult to forecast results month to month let alone annually. The inconsistent demand for both permanent and temporary placements has added pressures to cash flow and has stifled growth at most agencies as there is limited confidence to employ more staff. Unfortunately, consumer sentiment, housing approvals, retail sales, lower mining investment and business confidence are sitting at lows. However, at the time of writing this article (January 2013) we are starting to see some glimpses of some confidence returning. In particular, with economic conditions moderately better in the United States, the Australian share market has recently seen a flutter of rallies. Hopefully, this lifts sentiment and it flows to more demand for recruitment services. When I review the work I performed for the industry over the past year, I have seen an increase in the successful sale of agencies. However, it should be noted for every successful sale there was one or two that did not find a buyer. As most agencies are valued using EBITDA multiples (ie maintainable earnings approach), it is worthwhile discussing multiples for successful transactions occurring during the 2012 calendar year. One useful source is the Independent Experts Report produced by Lonergan Edwards in July 2012 for the Talent2 privatisation/acquisition by Allegis. This report valued the Talent2 recruitment business at a multiple between 5.0 and 5.5. Other successful acquisitions during the year were made by Chandler Macleod, Humanis and Healthcare Locums plc. There were also a number of successful acquisitions by private companies. Generally, private companies were acquired with a multiple range of between 2.5 to 4.5 during the 2012 calendar year. I predict a similar range for the 2013 calendar year. Interestingly, current trading multiples for companies have provided owners with the opportunity to tax effectively restructure their businesses. This includes changing ownership from individuals to family trusts. I want to avoid using the clichĂŠ that I am cautiously optimistic but that is how I am feeling for the 2013 year ahead.

What is your value proposition? When I joined the recruitment industry (last century) the industry’s biggest selling point was the candidate database. Now with easier access to candidate information via internet searches, profiles, social media and companies own talent banks, the selling point once relied upon is so diluted that it is almost defunct. I see clients’ eyes glaze over when consultants start talking about the “database” and then the client sees the job advertised anyway. Agency recruitment adds value beyond the database and includes skills in selection methodologies and the ability to consult with clients and take a strategic approach to talent acquisition. Recruiters need to find and then define the value they bring to clients, candidates and the recruitment process. In understanding their value, agencies can stop being “so last century” and provide services that capitalise on their experience and knowledge and thereby be relevant now and into the future.

Moving forward strategic thinking The recruitment sector has survived one of the toughest years on record, and with entering into a New Year there is still a level of uncertainty as to whether market conditions will improve. With uncertain market activity, there are increasing trends of the contingent workforce and in many industries they are being used in greater capacity, as the benefits become more widely recognised. With some industry observers forecasting that Australia will post steady economic growth in 2013; the market is seen as being stable and over the past two years employment rose by half a million. This forecast suggests scope for the employment market, with the generation of jobs and increased opportunities for the recruitment industry to grow. As we look over the past year there is no denying it wasn’t a stroll in the park; in fact it has been a rocky road, well this is how many new contacts within the industry described it to me. The main concerns were increased competition within the Australian market and declining margins. However, from past experience, especially when entering into the marketplace back in 2004 myself, it is imperative that companies do not try to sweep these issues under the carpet, but to stand up and embrace them. For example increased competition fosters innovation, productivity and growth and it is the main driving force behind any market. Struggles in declining margins should be an incentive to initiate change; for example whether to outsource certain business operations to reduce costs or look to improve cash flow management. With growth expected with the contingent workforce across Australia, recruitment agencies need to prepare for this development by participating in stronger, effective and efficient contractor management. We have supported many recruitment agencies in streamlining this process and provided efficiency in business services and back office services, meaning they have more time and resources to focus on main recruiting activities. So, as we welcome in a New Year, there is no doubt there will be levels of uncertainty for our businesses, but let it not hinder our growth. It is important to engage in change and not show ignorance to adopting new and innovative business strategies; this will ensure we are not left behind the competition.

Improving profitability of contracting business As we step into the new year with increased optimism, reflected by the major market indices, I take this opportunity to look at how the contingent workforce industry has continued to change over the last year and the discuss the outlook for the new year. We entered 2012 with a sense of cautious optimism due to the debt crisis engulfing parts of Europe and USA. Also, new changes to LAFHA were finally introduced late last year that made it less attractive for foreign workers to move to Australia to pursue short-term contract employment opportunities. While these changes are aimed to prevent abuse of the system and create a level playing field for both local and foreign contractors, early trends indicate a noticeable decline among those contractors willing to pursue inter-state contract opportunities. This, in the short run, could result in certain geographic areas finding it hard to attract a skilled workforce. I believe this trend is likely to be temporary while the industry adapts to the changed conditions. Undeniably, the agencies are under increased pressure to operate under lower margins and in a competitive industry. The silver lining is the higher growth confidence as reflected by the resurgent stock market and commodity prices. The resources sector is expected to fuel the growth of the contractor workforce and the effect is expected to spill over to other related industry sectors. If you’re a boutique or mid-sized agency, you should continue to seek efficient ways to manage your contractor payroll and cash flow requirements while keeping your costs low. As Australian companies continue to expand globally, the demand to engage contractors in exotic but challenging jurisdictions such as Africa and Middle East is increasing but is within the reach of those organisations that partner with the right global payroll service provider. The emergence of cloud-based computing has resulted in lower cost of delivery of services which in many ways offsets the lower margins. Time to breathe 2013 looks set to be another challenging year for the industry with the global outlook remaining downbeat and surveys pointing to employers having less hiring confidence at the start of 2013 than they did at the start of 2012. There is a distinct sense of caution across the market; however, on a more positive note, that element of caution is nothing like the despondency we witnessed during the GFC. The market appears to be at more of a temporary pause than in freefall and it would be wise for many to take this breathing space as an opportunity to plan for the future. Recognising that now is the time to reinvent your business, to rethink and reformulate a new approach for 2013 and beyond is crucial for those who want to grow and prosper in these slow and cautious times. There is no doubt that the recruitment cycle will continue but there is doubt that clients are going to be willing to pay for a service unless it can efficiently and cost-effectively provide a full solution to their recruitment needs. Recruitment is no longer simply about placing people in jobs, it is about offering a suite of services. It’s about embracing new technologies, incorporating new services such as outsourcing, onsite procurement, payroll services and training; it’s about providing a full solution for clients. The traditional business of recruiting is phasing out and now is the time to recoup some of this loss by reinventing your offering to a market that is increasingly looking to reduce costs in all areas. 2013 is the Chinese Year of the Snake, a year said to be associated with unpredictable events. Although 2013 may bring some big challenges it could also bring about some of the best opportunities seen in a long time. Like all years, this year will have its difficulties but, according to Chinese wisdom, if you’re prepared to plan strategically and work hard this year you will discover an energy that could pay off for years to come.
