Sales Advice: How To Get The Best From Your Top Salespeople Do you have a fabulous sales rep on your team who always hits his or her targets and is hugely self-motivated? Do you find, though, that they have their own way of doing things and seem to think the usual rules don’t apply?

Managers don’t always realise how important it is to recognise and manage high achievers in order to keep them productive. As some sales managers have experienced, these individuals can seem like mavericks who insist on being able to work independently, with trust being the key ingredient, to accomplish their jobs with a high degree of integrity.
Agree on goals
High achievers think they can conquer the world. Stress with them the importance of achieving goals and work with them to set these on daily, weekly, monthly and annualised basis. Communicate how these are going to be monitored. High achievers often respond to “keeping score”. And never move the goal posts – this will de-motivate a top achiever! Tell them about performance evaluations and how often these will take place. Include the process they can expect if they should need coaching to reach goals.

Be clear about your non-negotiables
Although you may leave it to the high achiever to work out how to reach those clearly defined goals, there will still be some non-negotiables in how the job is done. These relate to protecting your brand and giving you what you need to manage the team and report to your bosses.
Let me start by defining what sets high achievers apart: • They have a vision and Big Hairy Audacious Goals plus a plan for getting there – you seldom have to drive them. • They hold themselves accountable for their actions and their sales. They are ethical, with strong values. • They have high energy and are passionate and enthusiastic in all they do. • They can be real change makers because they question the status quo. • They seek out feedback as a means of helping them achieve their goals. • They believe in themselves and that they will be successful.
Give your high achiever a clear picture of expectations in terms of calls, appointments, quotes, dress code, dates and times for reports to be handed in, meetings to be attended, and what staff can and cannot do.

Identify their core strengths and build on them
To start, have a look at their personality profiles and see their strengths and weaknesses. Motivate them on their strengths. You can also consider whether there are business problems that could use your high achiever’s strengths. Maybe there’s a difficult client, or an internal sales-related project that’s bogged down.
Tips for Managing High Achievers The challenge is to harness high achievers’ energy in a way that keeps them engaged yet still delivering on what you need to get your job done. You also want to ensure they work harmoniously with other team members so that you are able to harvest the benefits of their questioning and creativity. 8

Feedback, feedback, feedback
As a manager you need to focus the high achiever’s energy and drive and ensure they don’t go off on a tangent – they could go a long way wrong in a short time! More positively, they have a huge appetite for feedback and you can harness this as a way to keep them on track. Share your experiences, reflect on the effectiveness of their approach (with colleagues and clients), let them know you’re interested and supportive.

Smooth the high achiever’s path inside your company
Their energy and questioning of the status quo can grate on other team members, even if it produces a better result in the end. They demand excellence, too, so you will have watch out that they don’t destroy the team when things don’t go right. Be prepared to actively coach them on appropriate behaviour and on how to communicate their ideas effectively.

Align rewards to the individual
What motivates people varies and that applies to high achievers too. One may be motivated by only working four days of the week so as to spend a day with her kids. Another may respond to a weekend away, the chance to drive a fancy car on the weekends for the next month, or an overseas incentive. One size will not fit all. Take the time to find out what your team members want and, as far as possible within your company’s policy, give it to them. But whatever the reward, don’t forget to celebrate the successes and achievements. Recognize, praise, encourage and motivate on a daily, weekly, monthly and annual basis!

Prepare them for the Tall Poppy Syndrome
As a manager of high achievers, you need to be aware the Tall Poppy Syndrome is alive and well! There will be plenty of people who will tell them want they can or cannot do and why, and who will try to derail them. As a manager, be on the lookout for these people and tell your ‘poppies’ to take their advice with a pinch of salt. If you can, keep them away from negative people and encourage them to spend time with positive people and those who can motivate them. These might include more experienced high achievers. These people will not only allow your high achievers to “fly”, they will also pick them up when they are a little down.

Rely on building respect, not authority, to lead
It can be hard to lead high achievers by relying on the authority of your position. Much better is to gain their respect. Regular feedback and coaching sessions in which you ask lots of questions will give them a chance to feel valued.

What was the main driver for starting your business? I was tired of not having healthier food options that were quick and convenient, so decided to start Habitual Fix where we offer a unique, funky and fresh brand. I got the ‘5 year itch’ and was looking for a new challenge to keep me motivated. I’m a big fan of Mexican food and on a business trip in Melbourne I ordered lunch at Mad Mex, got a burrito and literally whilst eating Googled the company and rang the head office; it was a done deal from there.

What have been some milestones? The opening of our 20th store last year was pretty satisfying. Last year we also signed an overseas license for Habitual Fix that should come to fruition this year, which will be very exciting.
What sticks out as one of the toughest things you have encountered?

Launching Habitual Fix the week of the 2008 stock market crash made life pretty tough in our early days, and with bank funding drying up it made life very difficult for a new franchise business.
If there was one thing the government could do more of to help businesses like yours, what would it be? More business development grants would certainly allow us to up-skill our workforce and grow faster.
do you feel you get enough down time? Tell us what you do to Relax: I spend a fair amount of the time road and mountain biking which is great for getting some fresh air and letting off some steam. It’s amazing how solutions to problems just seem to appear after a decent ride.
What has been the most useful piece of advice you have received and How has it made a difference? ‘Do what you are passionate about and everything else will take care of itself’. Starting a business from scratch is all about tenacity and if you’re not passionate about what you do you’re bound to give up when things get tough.
You have won some awards recently, can you tell us about them and what it means for your business: Mad Group, the holding company for Habitual Fix and Mad Mex was recently named 8th on the 2014 Deloitte Fast 50. The result of this is significant media interest in the business and general brand awareness. We are looking forward to another Top 10 placing in 2015.

What are some industry considerations if trying to develop a multi store location in the fast food/ qsr industry? Location, location, location! Also consumer expectations and tastes are changing rapidly so it’s important that we continue to re-invent ourselves to remain relevant to our fan base.
What do you look for in franchisees? Someone who is willing to take pride in their store, has a passion for great food and just as importantly customer connection. Our system is robust enough to teach day to day operation of the business, what it can’t teach is personality, as that is what the franchisees must have on their own.
Whats excites you about the year ahead? We are currently working on an equity crowd funding offer through SnowballEffect.co.nz. This will have significant effect on the business, allowing us to grow more rapidly and have our large and loyal fan base to get in on the action! We are also anticipating opening up to 10 new locations during the year, and bringing on more support staff in the office to help manage the growth.

Why Social Media Should Not Be Your Only Form of Marketing As Facebook’s organic reach drops, companies that have built their socialmarketing strategy on one single platform will suffer the most. This January, Facebook announced its decision to limit how many promotional posts people see on their newsfeed. This is on top of two algorithm changes meaning organic reach has now dropped to 2.71 percent. Most of the large social media companies are now publicly traded which essentially means companies are focused on generating profits more than ever before. This means for smaller sized businesses, you will now have to pay to reach your target market. These changes mirror those that happened in SEO (Search Engine Optimisation) a few years ago, where some companies built their entire business solely on SEO and after two significant changes to the Google algorithm were subsequently wiped out.
Smart businesses do not make social media their main form of marketing for the following reasons:

Organic reach will continue to decrease over time
As these companies continue to report their earnings, the pressure to increase profits will force them to charge for the services that have previously been free. Organic reach may never reach zero but it will continue to drop. Bear in mind, there are ways to increase activity, but if a smaller base sees your posts, this will become nearly impossible to do without paying to boost your posts. For small business owners, this is not exactly good news. The issue here is that paying for social media ads does not always translate into income, and there has been some convincing evidence questioning the effectiveness of these ads. However, this does not mean companies should abandon social media but must be smart about where to spend time and money.

Social media platforms are not yours
When you build a large social media following, you have to keep in mind that those people are not your customers. They may be following you, but social media platforms have complete control of what users see and do. Building business on someone else’s platform has led to the down fall of many small businesses. Social media should act as a lead generator for businesses. The ultimate goal is to get these leads to visit your website and sign up for your own email database. Getting these leads to your website allows customers to have a chance to see everything you offer. This gives you the best chance to make multiple sales and create long-term customers. Your website and email database need to be your foundation, not social media.

You need a strategy!
Social media marketing should be one part of a unique & diverse marketing strategy. Popular author Milan Kundera once said, “Business has only two functions - marketing and innovation”. You may have marketing covered with social media, but if it’s your only form of marketing, you’re missing the innovation - a diverse strategy thrives on innovation.
These social media changes, and the ones to come, will affect your business one way or another. You have to power to decide how your business will be affected. Take some time this week to examine your strategy for 2015. Make your marketing efforts as diverse as possible, and focus on innovation. There are over 2.5 billion people online every day, and multiple ways to reach them. Social media shouldn’t be the only tool in your toolbox.
Common Pitfalls For New Leaders Making the transition from being an individual contributor in a team to being a leader is never easy. New managers are often unprepared for the job, you are often just told “congratulations on the promotion” then expected to get into your first role as a leader. But you just don’t wake up one morning as a fantastic manager. It’s a transformation process and mistakes are going to happen, and you are going to learn on the job.
You’re not alone. Any experienced manager will tell you that they’ve made their share of mistakes along the way. There’s definitely something to be said for learning from your mistakes but with a little awareness, you can drastically cut down on those mistakes and try not to make them in the first place.

ot understanding that your previous relationship with your co-workers is now different You’re no longer a peer. You are in charge. You may now be expected to assign and manage their tasks. You analyse work performance and you conduct appraisals. You can’t be everyone’s best friend. Blurring those lines too much will lead to ineffective leadership. You have to make objective and fair decisions as a boss, and not as a friend. Although becoming everyone’s friend might seem like a good way to win their trust, it might hurt your relationships with employees in the future. Remember, trust is built through transparent communication, being competent at what you do, being consistent and predictable in your dealings with people, genuinely caring about others, and always working with integrity.

ot dealing with performance issues fast enough Performance issues with staff will happen – as a leader you are expected to deal with them. Get out in front of issues. If you wait, issues only compound. When you deal with issues early, they are easier to tackle. Waiting means stiffer feedback and may even involve a larger group of employees if the problem has spun out of control. Giving negative feedback is uncomfortable. In addition to finding the way that works best for you and your team, you also have to learn how to actually deliver feedback. Do it one conversation at a time. You can’t let poor performance get in the way of team success. If you don’t address it, it doesn’t just disappear. Take a deep breath and have the hard conversations. Confrontation in the workplace is inevitable. Whether it’s giving an employee a warning or confronting your team about a missed deadline, you have to address problems as soon as they happen.
M
icromanaging employees and projects As a new manager, you’ll be tempted to monitor and provide feedback on every decision an employee makes. Even worse, you will do their work for them. Instead of micromanaging your employees, give them the task expectations and resources and allow them to perform their jobs and to come to you when they need help.
Your employees have the ability to do their jobs and meet your expectations. If you want your employees to perform well, trust them with their responsibilities. They may not be able to do everything as well as you would like initially but if you always step in, they never will. They need the opportunity to learn and grow – just like you.

ot asking for help New managers in particular try to hide their weaknesses and pretend that are the experts. Even the most successful leaders know they don’t know it all. No-one expects you to know it all, and get it all right all of the time. Actively seek feedback, gain knowledge and experience – you don’t have to do it in isolation. Every successful leader has a mentor. Your new management position will have its ups and downs, so don’t hesitate to ask a co-worker or another manager for advice.

ot realising you are a role model 24/7 It’s the old saying – you lead by example. Your employees need a strong leader from day one. What you say and do as a manager speaks more loudly than what you did as an employee. Your employees and colleagues are watching every step you take, so make sure what you say and do in the workplace counts. The standard you walk past is the standard you accept. Do I Have The Right Personality To Be An Entrepreneur? Are some personality types better suited to being business owners than others? Entrepreneur and mentor Sandy Geyer answers a question from one of our readers.
Q
I’ve been told that people with certain personality types have a higher chance of being a successful entrepreneur than others. I want to start my own business but I’m concerned that my personality may mean I’m not cut out for entrepreneurship. I suppose I am quite introverted and detail oriented and would prefer to stay “behind the scenes”. What do you think? Is it true that some personality types should not try and start their own business?

From my experience, personality types don’t give you an indication of whether you would be a successful entrepreneur at all, but they do provide very helpful guidelines as to how to play to your strengths as you align and set up your business structure. Your level of self-awareness is critical in this area. As an introvert, you would most likely score highly on the task oriented and detail oriented dimensions of personality type measures. Task orientation is a great attribute as you would function well in a “control” position. This also indicates that you would focus on getting the job done without being concerned about how much you think people like you. Your detail orientation would ensure that you think things through carefully, analyse your results and set good systems in place as you go. In other words, you will look before you leap! The downside of your possible natural detail orientation is that you might get too caught up in the accuracy aspect of things and forget about the necessity of taking massive and consistent action. Your task orientation might also cause you to struggle with inspiring your stakeholders (i.e. clients, staff, partners) to follow you. The benefit of personality theory over and above the insight it might give us about ourselves is the knowledge of what drives human behaviour in our businesses. In your case, you would be most interested in how to be a valuable contributor, sitting behind the scenes, whilst mobilising the right people to storm the barriers. I would strongly suggest that you learn more about personality drivers and how to apply that information to the structuring of your business. Ensure that you are playing to your strengths whilst filling in the gaps by either partnering with, or employing the people who have what you don’t.

WHY GOOGLE WANTS YOUR WEBSITE TO BE MOBILE-FRIENDLY
2015, the fact that a website is mobile-friendly will have a stronger currency with Google when it comes to search results. Google has even gone so far as to say this change to its algorithm will have a “significant impact” on mobile-friendly websites, a statement that mobileunfriendly website owners would be wise not to ignore.
Research indicates that the average internet user will, at some point in the very near future, use more than one device to complete an action online, effectively turning the internet multi-screen. Over 80% of New Zealanders search online before buying a product or service, with Google showing that nearly 50% of those searches are done using a mobile device.

Around the world over 80% of internet users will operate either a tablet or mobile phone while they watch TV, and nearly 90% of us will move between devices to complete an action, mostly involving a purchase of some kind. 2
Armed with these kinds of statistics, 3Google recently announced major changes to its search algorithm for how it ranks mobile search results. As of the 21st April 1
Google is sending a strong signal to webmasters to optimise their websites to be mobile-friendly, with this is in mind it is important to develop a mobile strategy as soon as possible. Google’s algorithms operate in real-time so any changes that are made are picked up immediately, with the website benefitting straight away as it becomes more mobile-friendly. With mobile internet usage set to grown even more, now is the time to make sure your website is strategically optimised for mobile and other devices, and doing so ahead of your competitors before the 21st of April 2015 is crucial.

HOW TO BECOME MOBILE FRIENDLY You can learn where your website currently stands in terms of mobile and what can be done to a mobile-unfriendly website by: • Testing your website using Google’s Mobile-Friendly Test. Results will indicate one of two things – either your site is mobile responsive, which is great, or it is not mobile friendly. • Developing a plan if your website is not mobile responsive. There are several options for optimising your website for mobile: - Responsive web design, which is recommended by Google. - Dynamic serving, where your website page adapts to the blueprint of each device - A custom page is created for each specific device - A separate site is developed for mobile - Mobile users are redirected to a different mobile-specific URL - A mobile app is created - An independent application is built for mobile, often used in conjunction with the options above. • Building your platform around best-practice according to Googlebot.
Once you have selected a mobilefriendly solution that is in line with your organisational objectives and budget, there are a few things additional items to keep in mind. Make sure your pages are not too slow, and avoid loading content that cannot be played. Do not block JavaScript, CSS or image files, and don’t use unrelated cross links. It is important that you also concentrate on the SEO element during your mobileoptimisation programme, including using keyword research that has been focused on mobile users. Google highly recommends that all new websites are mobile-friendly, make sure this crucial element is included in scope before you begin the design process.
