Leaders vs Managers

ho likes to be managed? As a business owner, you manage your money, equipment, and inventory but, anything with a soul, you lead. It doesn’t matter who signs the checks, who gives the orders or who discusses the tasks at hand; if you look behind you and no one is there, you are not a leader. We had the privilege to attend NALP’s Leader Forum this past January and enjoyed the keynote speaker, Wes Gipe with the Aileron, as he talked about creating a culture of leadership. Take a look at some of the approaches to go the extra mile and gain loyal employees. Leadership is a learned behavior and refers to an individual’s ability to influence, motivate, and enable others to contribute toward organizational success. Influence and inspiration separate leaders from managers, not power and control. When we were asked how many of the last 5 employees left because they could not perform the job, most people responded 1 – 2 people and found that most employees do not quit the company, they quit their leader. As we sat down with over 150 landscape industry professionals, we were tasked to list the most desired traits of leaders and at the top of the list we found: • Listen and learn – give the person in front Marty Monroy 2019 ALCA President of you your full attention. • Exemplify strong moral values – integrity, ethical, doing the right thing, trustworthy • Praise others – we all crave acknowledgement and appreciation. In a world of competitive wages, compliments and acknowledgement of good work has a lot of value. Share specifically what you appreciate and you can inspire them to be the best version of themselves. • Be consistent with your words and actions to create a climate of trust. People will Judy Gausman know where they stand and have faith in ALCA CEO you and your responses. Leaders set the mood for the day. We all have moods and emotions but there are few things more disruptive than a moody person in the workplace. Think about setting the right example that others can respect. Coming to work happy and positive, productive and serious are contagious traits, so are pessimism, apathy and contempt. In the spirit of leadership development remember this, it doesn’t matter who signs the checks, who gives the orders or who discusses the tasks at hand; if you look behind you and no one is there, you are not a leader. What Is Distracted Driving?

istracted driving is any activity that diverts attention from driving, including talking or texting on your phone, eating and drinking, talking to people in your vehicle, fiddling with the stereo, entertainment or navigation system—anything that takes your attention away from the task of safe driving. Texting is the most alarming distraction. Sending or reading a text takes your eyes off the road for 5 seconds. At 55 mph, that’s like driving the length of an entire football field with your eyes closed. You cannot drive safely unless the task of driving has your full attention. Any non-driving activity you engage in is a potential distraction and increases your risk of crashing.

Consequences

In 2016 alone, 3,450 people were killed. 391,000 were injured in motor vehicle crashes involving distracted drivers in 2015. During daylight hours, approximately 481,000 drivers are using cell phones while driving. That creates enormous potential for deaths and injuries on U.S. roads. Teens were the largest age group reported as distracted at the time of fatal crashes. National Highway Traffic Safety Administration (NHTSA) is dedicated to eliminating risky behaviors on our nation’s roads NHTSA leads the fight nationally against distracted driving by educating Americans about its dangers and partnering with the States and local police to enforce laws against distracted driving that help keep us safe. NHTSA’s campaigns and public service announcements make the case to Americans that safe driving means driving without distractions. You’ve likely seen or heard our public service announcements, but we’re also on Facebook and Twitter sharing stories and tips to help save lives. The foundation of NHTSA’s efforts on distracted driving and other risky driving behaviors is our partnership with the States and local police. The States determine laws affecting distracted driving, but NHTSA provides Federal investments in the locally driven strategies that address the States’ specific needs. 2018 Excellence in Landscaping Awards Awards of Excellence

Harvest Design Group Single Family Residential Installation $70,001 - $100,000 Hempleman-Cowgill Residence – Phoenix, AZ Located in the historic Willow neighborhood in downtown Phoenix, this project included a full demo of the rear yard and overhead shade structures. Harvest Design Group designed, fabricated and installed the custom overhead shade structures, the down lighting, a “bird’s nest” fireplace, steel trellises, a dining table, bench seating and barbeque countertop. Raised plate steel planters were fabricated and planted with bamboo for privacy. In addition, Harvest Design Group custom machined and fabricated the driveway shade structure and driveway gate. The design reflects minor artistic elements while blending in with the architecture and history of the home and neighborhood.

Harvest Design Group Single Family Residential Installation $250,001 - $300,000 Hermann Residence – Scottsdale, AZ Harvest Design Group performed a complete renovation of this Old Town Scottsdale home. Custom water jet cut aluminum panels were powder coated and installed as shade covers for the carport in addition to matching screen enclosures for rooftop air conditioning units. A custom ramada was fabricated from steel, along with a floating steel frame seating bench around the sunken lawn area. Raised steel plates were used for planter walls, incorporating infrastructure lighting and electrical wires. A large feature of this property is the wood disc panels that were designed, fabricated, and installed. The installation of all plant material and artistic pavers completed this beautiful front and backyard transformation.

Grounds Control LLC Commercial Installation $500,001 - $600,000 Broadstone Arts District – Phoenix, AZ The Broadstone brand name is one of the most prestigious in today’s multi-family industry. Grounds Control proudly partnered with Alliance Residential and Collaborative V Design Studio to produce this magnificent urban loft project in the heart of downtown Phoenix. There are 3,200 shrubs, 195 large box trees and 27 full-size palms packed into three quarters of an acre. The space constraints and numerous raised planters meant that planning had to be perfect. One of the highlights of the construction phase was the craning of date palms over the building itself to their permanent homes in the courtyard.

Quantifying Shade Produced by Desert-Adapted Landscape Trees Ed Mulrean, Ph.D., Enumeral Research and Consulting, LLC and Arid Zone Trees, Justin Morrow and Kevin Salamandra, Arid Zone Trees

ased on studies conducted during the summer of 2018, shade from desertadapted landscape trees lowered soil surface temperatures by 14 to 27% (19 to 41° F) relative to adjacent unshaded surfaces. Trees planted along the Arizona State Highway 202 easement were measured using an IR thermometer (Klein Dual-Laser IR5 Infrared Thermometer) to compare surface temperature differences within and outside the tree shade canopy. Trees planted along this highway proved to be an ideal population for quantifying the potential for shade from desert-adapted landscape trees to mitigate the effects of the urban heat island. All trees along the easement were planted following ADOT and USDOT specifications, initially using identical container sizes, seed-grown trees (primarily in 1 and 5 gallon containers) and similar backfill. Irrigation equipment, planting and watering methods, maintenance and rock mulch surface treatment (decomposed granite) were identical along the entire length of the highway. This level of uniformity in construction and maintenance allowed us to make credible comparisons between an assortment of tree species, planted at different times and at various locations along the extensive 202 easement. Trees within the Arid Zone Trees (AZT) production inventory were initially sampled to allow benchmarking of the IR thermometer and digital sling psychrometer (a device used to quickly and repeatedly measure ambient air temperature and relative humidity) before making field measurements along the highway. A total of nine (9) landscape tree species were measured in #25, #45 plastic containers and 48” boxes. Soil surface temperature (exposed and shaded), ambient air temperate, and relative humidity were measured using ten (10) individual trees from each species and container size. Surface temperatures were recorded, one sample in the middle of the shade canopy and one in the unshaded surface adjacent to the tree. Table 1 shows a summary of these data. Particularly striking were the exposed soil temperatures: while ambient air temperatures ranged from 98 to 105.5° F, exposed soil temperatures were 132 to 158° F. Average temperature reductions among Prosopis species were about 31 F° or 20%, compared with Cercidium species

which produced 21.5° F or 14.6% reduction. The sample size was too small for statistical analysis but the observations are not surprising given the differing canopy structures between these genera. This sampling method was then used on trees planted along the 202 easement and are shown in Table 2. Tree calipers, an accepted indicator of overall tree size and maturity, ranged from 3” to 8” and, on average, were substantially larger than any of the trees sampled in the nursery. Here again, temperature reduction by tree shade was 20 to 30% (25 to 43° F), with dense canopy species like Thornless Mesquites providing the largest reduction (42.8° F), and Willow Acacia, Acacia willardiana, providing the least (25° F). With ambient air temperatures hovering around 100° F and relative humidity typically below 30%, exposed soil temperatures were again surprisingly high, 120 to 145° F. Certainly, the high ambient air temperatures of the hot summer months in the desert southwest contribute to the urban heat island. The bulk of the accumulated heat comes from radiant heating directly from the sun. In the same way that a car steering wheel can heat to temperatures far in excess of those of the ambient air, exposed soil surfaces, pavement, hardscape, reflective glass, and all other non-organic elements of the built environment absorb and accumulate radiant heat from the sun. Blocking the sun’s rays, by any means, will, to some extent, reduce the cumulative radiant heating of cities. Landscape trees are durable, popular, and attractive sources of shade within communities. The results of our 2018 studies begin to quantify the temperature-buffering effects provided by desert-adapted landscape trees. While additional work is needed to fully assess desert trees’ potential to offset the urban heat island, these results suggest that reductions of at least 14 to 30% (20 to 43° F) are possible. hen Arid Zone Trees began to grow specimen sizes, desert adapted landscape trees in 1982, trees were grown from collected native seeds. It quickly became obvious that this method of propagation produced trees that were highly variable physically (appearance) and horticulturally (growth and development over time). Cloning or vegetative propagation was the best option for producing wholesale quantities of trees with uniform, desirable characteristics. We approached cloning desert trees with two principles in mind: first, that there are many individual trees within a given desert tree species that may exhibit desirable characteristics for landscape applications; and second, that all trees developed and marketed by ‘AZT™’ needed to possess attractive physical and durable horticultural characteristics. To satisfy both goals, we embraced a multiple clone approach. By identifying a number of trees from within a single species with desirable characteristics, we can offer a high level of uniformity while maintaining genetic diversity. Our search for new trees to clone is ongoing and offers the opportunity to introduce new clones when suitable selections are identified. We continue to build and expand our inventory of #25 and #45 containers, and 48” boxes. AZT’s Hold Order Policy provides an opportunity for landscape professionals to select, tag and hold ‘Variety AZT’ trees for their projects. ith unemployment levels near all-time lows, employers are finding it more challenging to keep their top talent. In fact, one of the most common challenges we hear from our most successful entrepreneurs is “How do I keep my top talent and align them with my strategic vision?” While there are many strategies we use to help reward and retain top talent, a popular idea is creating a Supplemental Executive Retirement Plan (SERP). SERP plans are attractive for their ability to defer income taxes for the employee and serve as an incentive to the employee. A SERP plan is a benefit which can be used by a business to recruit, reward, and retain select key employees. The parties enter into a written agreement whereby the business makes a promise to pay the select employees an amount in the future if certain conditions are met. Employers may choose to informally fund an SERP plan with a life insurance policy. There is no deduction for amounts used by the employer to informally fund the SERP plan, whether using a life insurance policy or otherwise. Because of the new tax reform, tax rates on business income

are lower now and therefore the tax cost to the employer of making the non-deductible expense is less. This could be a significant advantage if taxes increase in the future when the benefit is paid out to the employee. The employer deducts the amount paid as reasonable compensation at the time of payout under the SERP plan. The key employee includes the amount as compensation at the time of payout.

Planning Opportunity:

Identify the key employees your organization wants to reward and retain. Establish a SERP plan to provide those employees an incentive. Amounts set aside to informally fund a SERP plan are not currently deductible. With the lower corporate and individual tax rates, it takes fewer non-deductible dollars to informally fund an arrangement. If corporate rates increase in the future, the deduction at the time the SERP plan is paid to the employee will be more valuable. Life insurance is an ideal asset to informally fund a SERP plan since cash value grows taxdeferred and the policy provides an income tax free death benefit.

If the benefit promised by the SERP plan is tied to the life insurance policy’s cash value, the cash value carried on the books offsets the entity’s SERP liability. The lower personal income tax rates are set to sunset after 2025 but the lower C Corporation income tax rates are not scheduled to sunset. For shorter deferral periods, there is not much time for life insurance cash value to build-up, so other assets might be better informal funding vehicles, but life insurance can still act as a cost recovery vehicle. With the new tax rates and the tight labor market, now is great time to work with a trusted advisor to identify compelling opportunities to reward and retain the best and brightest of your organization to ensure your future success.
