Refocus Your Business
K
evin Sheridan, CEO of 80-employee Rutgers Permanent Painting in N.J., was considering refocusing his business on selling a new, higher-quality product, yet he was hesitant to take the leap. What finally pushed him to jump was the use of a coach from a large consulting group which had over 120 global coaching partners. He never looked back.

The top leaders at major companies have this support. To think that you know everything which is thrown at you is a sad mistake. We are always learning. In Sheridan’s case, he knew the new product would be better for his customers – and more profitable for the business. However, to make the change, he’d need to stop doing interior painting and other work that brought in a decent amount of revenue. “We had to say no to almost 40% of our client base to say yes to the new business,” he says. That was hard to do. Sheridan and his executive team almost went back to their old business model three or four times. As Sheridan puts it, the coach pulled the whole team “screaming” to the other side where they now have no regrets. “We’re going to have our most profitable year in four years,” says Sheridan, easily justifying the costs of a professional coach.
His company, based in PA, provides medical linen rentals to outpatient medical facilities. One of the biggest challenges with a growing company is communication, especially when employees are working from eight different locations, as is the case at IMAGEFirst. To address this challenge, the company requires supervisors to hold daily huddles to keep their workers informed and engaged, but, says Berstein, “We weren’t always getting it done consistently.” That’s where IMAGEFirst’s coach has helped. At the coach’s suggestion, Berstein began using a point system to track the steps key managers were taking to keep associates engaged, tabulating it weekly. When supervisors took line workers to lunch, for instance, they’d be asked to snap a photo with the employees and email it in to get points for doing so. They used software to document and publish their weekly progress with dashboards that were shared across all divisions of the company. “This process allowed us to hold every GM and senior leader accountable across all locations at IMAGEFirst,” says Berstein.

The coach also worked with the executive team to put better systems in place for attracting and developing talent, helping them to tap into hiring and interviewing techniques such as Topgrading or Culture Index – something the coach helped Sheridan do in upgrading his sales team at Rutgers Permanent Painting. As a result, over several years IMAGEFirst has increased its percentage of “A” players from 52% to 70%. “We weren’t going to be able to do this on our own,” says Berstein. “It’s much more effective when you bring in an outside person to keep you focused.” And an outsider can see weaknesses on your team easier than Coaches vs. Consultants Every company needs a coach. And whereas consultants are expected someone on the inside. Now’s the time to get the company an advocate – a coach that will to bring answers to tough problems, coaches, in contrast, are expected to help you ask the tough questions, drive accountability, upgrade the talent ask the tough questions, helping leaders face the brutal facts and uncover throughout the organization, and operate at peak performance. It’s one of the real problems that need solved in the first place. In previous articles and other presentations, I discussed how a company can be thought of as a unique living, breathing organism. As such, it needs an advocate – someone on the outside helping the CEO/Owner identify what the team can do to help it thrive – and also the ways in which the leadership team can choke off growth. Coaches must not be afraid to push your buttons to get to the truth. You’ll know your coach is onto something when you’re so pissed off that you’re ready to fire him or her. Of course, that’s a sign that you’re working with the right person. You need your coach to hold your team’s feet to the fire so they do the right thing for your business as this coach did for Sheridan’s business.

Labor and Workplace Development
E
ach year, the ALCA Board of Directors takes another day out of their busy schedules to meet and set short and long term goals for the association. After sending out the annual survey to ALCA members, the board analyzed the results and set aggressive action plans to carry out the needs of the members. When asked how you would rate ALCA in Judy Gausman terms of value it brings to your business, over 87% indicated a good to excellent response. The most ALCA CEO common response to what would bring additional value to membership was to create a stronger voice and assertive effort for labor. While some may not always be aware of what is going on behind the doors of the ALCA office, the Government Affairs committee has been in the process of creating a white paper to address the financial impact of a limited labor supply, specific lost tax revenue, lost consumer spending, the impact of E-Verify in AZ, green card quantity supply, H2B Visa programs and much more. As we continue to gather information, we will keep you informed of the progress and the feedback we receive from our legislators. Along with the shortage of labor, members indicated a need for workplace development. ALCA has partnered with the Arizona Department of Education and incorporated the AZ Certified Landscape Professional (ACLP) and the Sustainable Landscape Management (SLM) programs in the agriculture department in Arizona high schools. This was initiated three years ago and continues to grow. ALCA’s Education Coordinator, Kasey Billingsley, spent a weekend this past July instructing more high school teachers so that they can present the material to their students. All students may take the ACLP and SLM exams throughout the course of their junior and senior years and graduate with both certifications. To encourage a great participation, ALCA offers these exams at no cost to the high school students. We anticipate that students will be able to learn and explore many aspects of landscaping and encourage them to look at careers in the green industry beyond their high school years.

E
ach time ALCA has surveyed the membership, Government Affairs and the issues covered by this committee consistently rank near the top in order of importance. This is for good reason as each administration, federal or state, makes changes in policy or just in philosophy which affects the way you do business. Small business is continually mentioned in political speeches as, “The backbone of our economy.” The Small Business Administration in Arizona statistics indicates that small businesses (less than 500 employees) employ 44.4% of all Arizona jobs and make up 99.4% of all businesses in Arizona. Given these numbers, ALCA, along with other local trade organizations often reference our membership numbers to gain political clout. As a member of the ALCA you should be proud that with over 440 member companies, we represent approximately 30,000 employees in Arizona. Numbers alone do not provide the political clout to open doors; however it does help get us noticed so much so that we are continually asked to partner or support political movements. For this reason we partner with likeminded associations to help leverage the cost of lobbyists and people represented. Two of those groups are the Arizona Subcontractors Coalition (ASCC), and the Arizona Pest Control Professional Organization (AzPPO). With these groups we have been able to provide our input on several pieces of legislation that have passed, were voted down, and are in progress. Another hot item is the regulation of unlicensed contracting. The cost of doing business as a registered contractor is clearly much higher than someone who is unlicensed. Additionally, the risk to the consumer is greater without the protection of bonding, and insurance. We have met with the ROC Director Jeff Fleetham, and his staff council and director of PR to discuss proposed changes to licensing. Although it is a lengthy process, the ROC is proposing to opt out of a dual license. Upon renewal, licensees are allowed (not forced) to retain their dual classification, switch to a residential-only license, or switch to a commercial-only license and by doing so increase flexibility for a business to choose what is most appropriate for their business. Beyond recreating residential-only and commercial-only licenses eliminated in 2014, the proposed rulemaking also amends the scope of work permitted by CR-21 Landscaping and Irrigation Systems. Changes to a commercial C-21 Hardscaping and Irrigation Systems and residential R-21 Hardscaping and Irrigation Systems expands the scope to represent a more accurate description of work performed by the industry under that classification and enables subcontracting of gas, electrical and plumbing as needed. A couple feathers in our cap over the past few years have been the changes within the chemical application legislation. We were able to protect the landscaper exemption for “spritzing” weeds and even provide a better definition to clarify enforcement. When the state ran the budget for fees and grossly under projected revenues that negatively affected our industry, we attended advisory board meetings as well as met with the Deputy Director of Agriculture to make sure the next budget properly reflected fees that were fair to our industry which resulted in significant reductions. On another front, the transaction privilege tax (TPT) has been a thorn in our side for years and apparently for the state as well. As legislators attempted to “simplify” this tax, we, with the help of our fellow subcontractors, were able to point out significant and devastating flaws in their simplification. This was a team effort that saved thousands upon thousands of dollars for contractors. Although this subject is still clear as mud, we are hoping this next legislative session will produce a bill led by Senator Karen Fann who has been a big supporter of Arizona contractors. 2016 Excellence in Landscaping Awards Santa Rita Landscaping Commercial Installation $500,001- $1,000,000 University of Arizona Environmental & Natural Resources PH 2-ENR In construction there is an ever increasing push towards sustainability and the Environmental and Natural Resources (ENR) building is at the forefront. We quickly made it a priority to add this innovative project to our portfolio and were able to bring this project to life. Literally. The five story irrigation system, the plant selection, and creativity with rock work all form an intricate part of this incredible man-made slot canyon ecosystem. However, ENR was not without its challenges. We successfully worked through each challenge such as importing over 600 tons of lightweight soil from California, installing geofoam underneath the stacked rock work and decomposed granite patios, to reduce weight, and installing netafim drip irrigation throughout each level. Recycled irrigation and rainwater flow throughout each level of ENR and eventually collect in a water basin on the ground level. This project has become a pioneer for resourceful and creative landscaping.
Pascale Land Design Residential Redesign $50,001- $150,000 Dady Residence The homeowners of this large property located in Cave Creek were looking for a wow factor. We were called in to revamp and redesign their existing landscape. The large concrete wok pot when approaching the home adds seasonal color and texture to the space. Mature specimen cacti line the walkway to the home’s front entrance while well- placed LED lighting brings the beautiful landscape to life. Generously sized boulders create anchor points and provide a natural backdrop with cacti and hardy, drought- resistant plants that add color and texture. The combination of plants, boulders, mounding and stone creates interest through shapes, textures, and color. Attention was given to the design elements such as space, balance, proportion, and repetition.

Desert Classic Landscaping Commercial Maintenance $30,001- $40,000 Royal Ranch
The owners of this property love to entertain. They hoped that their yard could be an inviting space to enjoy with friends. The previous layout featured an old pool that took up a large portion of the yard and was rarely used. The home lacked character and had an inconspicuous “front” entrance on the side of the house. We removed the pool and developed an appealing, full-utility entertainment area, taking advantage of every opportunity to showcase the gorgeous views of the nearby Camelback Mountain range. Redesigning the paver driveway helped to define the home’s entrance and provide an unforgettable first impression to arriving guests. The master plan for this project included all exterior construction completed at the residence.
Desert Classic has had the privilege of serving the Royal Ranch’s landscape maintenance needs for over 6 years. They have recently completed several enhancement projects that include a granite replenishment program involving the installation of over 3500 tons of granite to top dress common areas. Residents continue to enjoy the benefits of a renovation pruning program with an abundance of color from the shrubs and trees throughout the year. The Arizona Construction Industry’s Deadly Airborne Threat Arizona’s Hidden Construction Site Hazard OSHA lists four main hazards for construction workers. This includes falls, electrocutions, being struck by objects and being caught between objects. In Arizona, there is another hazard: breathing. Our extreme climate turns out to be extremely hospitable to the Coccidiodes fungus, the agent that causes Valley fever. Construction workers, builders and landscapers are exposed to it daily without warning. Valley fever is a systemic infection. Victims are exposed by breathing in fungal spores, often after a period of high winds. Not everyone who is exposed develops the disease. Many report flu-like symptoms, including fever, cough, headache, muscle aches and fatigue. In other cases, Valley fever causes serious lung infections, pneumonia, and even death. Arizonans Are at Greater Risk The Coccidiodes fungus can be found in the soil and dust in the Southwest. This map shows the native or “endemic” areas where Coccidiodes has been found. The highest concentration is in Arizona, which had twice as many cases of Valley fever in 2012 than any other state. According to the CDC, almost 75 percent of Valley fever victims miss work or school. Up to 40 percent must be hospitalized, at an average cost of nearly $50,000. For large-scale contractors and builders, this presents a severe risk to their business and employees. It is not just a matter of knowing what is in the soil. Summer dust storms bring contaminated dust from wide areas. The fungus can coat homes, roofs, patios, and anything else that is exposed to the air. On construction sites, dust containing Valley fever settles on the ground, as well as on tools and equipment. Normal work activities stir up the dust, making it impossible for workers to avoid breathing it in. Keeping Workers Safe On the Job Hard hats and steel-toed boots are a traditional part of the construction worker’s safety equipment. Protecting workers from an airborne danger is more difficult. Gloves can make detail work challenging. While masks and respirators are a good option in a factory setting, they are not practical for the men and women whose work exposes them to the Arizona heat and sun. There is a better way to protect the construction workforce. Pressure washing, followed by regular high pressure misting, can keep the fungus out of the air. Valley fever fungus is hardy. Cleaning must be done using high-pressure washers and specific solutions which are microbial in nature. The same care should be taken when spraying the ground under and around the worksite. Treatments should be repeated as necessary, especially after a haboob. Construction companies wishing to implement these precautions should contact a pressure washer expert to learn what chemical solutions to use and which pressure washing equipment will perform best at their site. Misting is often used smartly to combat the lack of humidity in Arizona, but it can also protect businesses, employees, and residential areas from Valley fever. Any outdoor area can be equipped with a misting system (purchased or rented), whether it is a large sports complex, a school, a single-family home, or a construction site. As a landscape contractor, consider offering another service to your clients by providing misting systems to transform their outdoor living spaces into a cool, comfortable, and pleasant and healthier environment for their family, friends and pets to relax and play. Basics for Flower Bed Designs Article by Nate Wallace, Armstrong Growers
T
here are many different ways to approach the design concepts for a landscape flower bed. All of us have different likes and dislikes that can carry over into what we find eye pleasing in landscape designs. I have had many opportunities to work with people that absolutely love flowers to those who look at them as a necessary evil that they must provide for their customers. Regardless of where you fall in this spectrum, here are some basic suggestions that will work for everyone. The very first suggestion is to do your research and stay current of new trends. New flower varieties are arriving every year. This may scare some people away that are more comfortable using the tried and true plants that have always worked for them in the past. That is not always the best decision due to host-specific insect, fungus and disease problems. New varieties can be exciting and help your flower beds stand out and keep you on the forefront of an ever-changing industry. Some people are trailblazers and have a need to be the first to try new plants when they become available. When doing the research we have many factors to consider: flower color, bloom size, plant height and width, bloom time and leaf texture and color. The flower bed design can be as basic as the old adage to Thrill, Fill and Spill. Do you have an unusual or interesting plant that can be used as a focal point or the Thrill? The Fill can be a fuller, faster growing plant to cover the space of the bed and also provide a different leaf texture or color. The Spill
will be a lower-growing plant to outline the bed and provide a border or frame to your design. When designing the bed it is ideal to consider replacement requirements. A flower bed that has an intricate design and specific colors can be very dramatic. Keep in mind, if the bed is very specific in design and color, you will need to replace any casualties with the same exact plant. If the bed is an assortment of different plants it will be much easier to replace plants. If you are working in a problematic area, it is better to use an assortment of flowers, the same flower with a mix of colors, or make sure replacement plants will be available. Another very important thought to consider is the purpose of the bed and how will it be viewed. Will people be walking by this bed or will they be driving by in their car? Walk-by beds need to be planted fuller and maintained with a higher level of diligence than a bed that is viewed from a car window. Will they see it during daylight or evening hours? Some flower varieties will close in the evening and that would not be ideal for a business that receives traffic during those hours. After all of these suggestions are considered, it can still be a challenge to work with the customer and come up with a final plan for the design. Before meeting with them, make sure you are properly prepared for any questions they might ask. They will be impressed when you have properly researched and are ready and able to respond appropriately to their questions and concerns. A well thought out flower bed can be a work of art that your customers will enjoy. It can be a wonderful blessing to experience the enjoyment of beautiful flowers on a daily basis. Come to think of it, that is how I spend most of my days.

• Will pay suppliers and subcontractors in a timely manner, and will not withhold any monies owed except for retentions that are clearly agreed upon prior to receiving materials and/or services. • Will stand 100% behind all services and materials supplied and will promptly correct any mistakes for which you are responsible. • Will make this Code of Ethics a part of their daily business practice, and will ensure that all of their employees adhere to the same set of principles.

After graduating from high school, Trae felt fortunate to get a job at John Deere Landscapes while attending Salt Lake Community College. As John Deere Landscapes progressed and transformed into SiteOne Landscape Supply, so did Trae. He started out as a seasonal driver and through the years moved into an Inside Sales position, and then became Product Manager and finally Branch Manager for SiteOne Landscape Supply. In the beginning of May, Trae accepted the position as Sales Manager for Hunter Industries relocating from Salt Lake City to this amazing Phoenix area. Trae is a sports enthusiast and in his spare time enjoys playing indoor and sand volleyball, soccer, football, basketball, skiing, hiking, climbing and going to the movies. W
ith the winter overseeding process right around the corner, make sure to keep yourself and your employees safe. Overseeding is one of the busiest times for landscape contractors in Arizona. Make sure everyone is wearing the proper PPE to protect themselves from hazards.
PPE (Personal Protective Equipment):
• Safety Glasses - safety glasses with side shields are a good form of eye protection for general use to prevent flying debris and or objects from coming into contact with your eyes. • Dust masks - They can provide comfort against hot air and nuisance (non-toxic) dusts, fumes, or mists to protect against discomfort. • Hearing protection - Exposure to high noise levels can cause hearing loss or impairment. It can create physical and psychological stress. There is no cure for noise-induced hearing loss, so the prevention of excessive noise exposure is the only way to avoid hearing damage • Work gloves - Not all gloves protect you from all hand injuries. Check the appropriateness of the glove for the task before using them. • Hats – The chance for heat stroke and skin cancer are greatly increased without protection from the sun’s rays landing onto someone’s head, face, ears and neck. • High visibility long sleeved shirt & pants - Flying debris is the primary risk when mowing. The clothes you wear should protect you from any flying debris without adding any other dangers, such as the clothes getting caught in moving parts. • Boots - Your feet are near the spinning blades and flying debris the entire time you mow, especially when using a push mower. Close-toed shoes are essential to keeping your feet protected. Choose sturdy shoes made from thick material, such as leather work boots. Check the soles for holes before wearing the shoes for mowing.
