Making Connections Most small- to mid-sized businesses today have had to adapt to changing conditions far more often than they’ve had to in the past. Steps to Cut Workforce Turnover at Your Company Where are the workers, and what does the future hold? By Dave Davis, Editor

efore small- to mid-sized companies can solve their labor issues, they must uncover the reasons behind the issues. By understanding the roots of the causes, owners of drycleaning companies can put the right solutions into place to ease this challenging element of operating a business. This was Dick Finnegan’s message in his webinar, “Five Turnover-Cutting Steps You’re Not Doing Today,” hosted by the Society for Human Resources Management (SHRM). Finnegan, the CEO of C-Suite Analytics, has worked to solve turnover for organizations as diverse as African gold mines, the CIA, and multinational corporations in China, as well as companies in the United States.

WHERE ARE THE WORKERS?

Finnegan presented data from the U.S. Bureau of Labor Statistics that showed how many people voluntarily quit their job, starting with 2009 as the country was pulling out of 2008’s Great Recession. About 16% of workers quit their jobs that year, and that number started a steady climb. “The more the economy grew, the more people quit,” Finnegan says. “We got to a high point in 2019 at 28%. The economists said, ‘This can’t get any higher. If it does, it’ll really hurt the economy.’” And then, the pandemic struck. In 2020, the percentage of people who voluntarily quit their jobs dipped to just under 25%, “but then it took off

That number started to dip in the mid-1960s. “In 1972, we dipped below the replacement rate,” he continues. “We touched it again around 1990, and again around 2000. We might have stepped over it for one or two years around 2009. But for the most part, for the last 51 years, we’ve been below the replacement rate. We just don’t have enough babies to keep up and continue to pump the engine of our economy.” The view of the workplace by different generations has also been a factor in the shifting labor market. “The baby boomers stayed with their companies an average of eight years, three months,” Finnegan says, pointing to data from a CareerBuilder survey from 2022. “Gen X, five years, two months; millennials, two years, nine months; and Gen Z, two years, three months.” Conventional wisdom may be that the younger generation can’t keep job-hopping as they start to build families, take on mortgages, and other life events take place. That, Finnegan says, is wrong: “Because there are so many

again,” Finnegan says, with the high point being 35% in 2021 before dipping to just above 30% in 2022. The second factor of the labor shortage comes when looking at Bureau data that focused on U.S. job openings. At the peak, there were approximately 11 million jobs open in the country in 2022. It fell slightly to 9.6 million as of May 2023, but that is still more than double the 4.1 million openings listed in 2013. The third element is the amount of people currently in the workforce. “The big punchline here is from Jerome Powell, the head of the Federal Reserve, who said we lost three and a half million workers since the beginning of the pandemic, and nothing could have predicted we would have we lost them,” he says. “This is the key thing — it’s not just that we have so many more jobs; we have so many fewer workers.” So, where did the workers go?

job openings, they can keep hopping, and they are.” It’s also an error to keep thinking of millennials and Gen Z as “kids,” Finnegan said. “Today, Gen Z and millennials comprise 51% of the workforce. But by 2025, they will comprise 75% of the U.S. workforce. They’re not kids anymore.”

SURPRISE FACTORS

While the declining birth rate and changing loyalty patterns have been tracked for years, the pandemic threw up a lot of surprises when it comes to the labor market. “COVID brought on things we couldn’t have predicted,” Finnegan says. “Over 2 million people retired early between March and December 2020. These were people not in the Census Bureau’s projections to retire, who just said, ‘I’m not going to do it. I’m done.’ Then, we lost over a million people to COVID, and more than 250,000 of them were working age, between 18 and 64.” The third factor, Finnegan says, was a wild card. Just after 2020, the number of business licenses people applied for spiked, and has remained far above pre-pandemic levels. “This is when people said, ‘I’m not going to do the corporate thing anymore. I’m out,’” he says, and people started to shift to self-employment. “They say, ‘Well, I used to be a programmer, but I’m never going back because I have my own schedule. I don’t have to have a boss.’”

THE NEW NORMAL

So, will the labor market ever get back to “normal”? Finnegan believes that employers need to reset their expectations, because the current reality is now normal. “Let me tell you three predictions,” he says. “The Wall Street Journal found that 22 out of 52 economists said that this is never going to get better. Time magazine said, ‘You know those young workers who job-hop all the time? They have so many more jobs to jump up to now, plus, they have so many opportunities to become entrepreneurs.’” The last prediction hinges on Census Bureau data that suggests 2030 is the first year that 51% of the additions to ages 18 to 64 will be immigrants to the U.S., “and that percentage will increase for as far out as they can see,” he says. “If we can’t figure out immigration, we can’t maintain our leading status as the world’s best economy.” Given this tightening labor market, it’s more important that ever for employers to hang on to their valuable employees. To accomplish this, Finnegan believes that management, rather than HR, has to take an active hand in employee retention. “Have the leaders drive retention by building one-on-one trust with each employee,” he says. “The No. 1 reason why employees stay or leave, or for that matter engage or disen26

gage, is how much they trust their immediate supervisor.”

‘STAY INTERVIEWS’

HELP WANTED

During his career, Finnegan says he developed a method of employee questioning called “Stay Interviews” — a structured discussion a supervisor conducts with each employee. With this, they can learn the specific actions he or she must take to strengthen that employee’s engagement and retention with the organization. Finnegan says this gives leaders information they can use immediately, rather than the data they get from exit interviews, when it’s too late to keep that employee. Other benefits are that it puts the focus on individual employees, including top performers, rather than the company’s workforce at large, and it puts supervisors in the solution seat, rather than the HR department. The Stay Interview consists of five questions: 1. When you travel to work each day, what things do you look forward to? 2. What are you learning here? 3. Why do you stay here? 4. When was the last time you thought about leaving our team? What prompted it? 5. What can I do to make your experience at work better for you? “If we know the answers to questions 1 and 3, we know how to make you happy,” Finnegan says. “You just taught us, so we can give you more of that.” Question No. 2 is important, Finnegan says, because while not everybody wants a career, learning is universal. “We train managers how to build learning plans if somebody says, ‘I’m bored, but I don’t know what I want to learn,’” he says. “You say, ‘Come back in three days — I’ll develop some ideas and you develop some, too,’ because this is the low-hanging fruit on building trust.” Question No. 4 can lead to valuable insights. “Notice this starts with ‘When,’ not ‘Have you,’” Finnegan says, “because everybody has, so don’t be afraid to tell us.” Questions 3 and 4 are coupled so that the employee can make the argument in their own head to stay. “We need these employees to discover and announce to themselves why they stay,” he says, “so they can then compare what they just heard themselves say to why they might leave.” Question No. 5 is simply asking for instructions from the employee: “Make me a better boss for you.” These questions should be jumping-off points for deeper discussions, Finnegan says: “The key is to take five questions and convert them to 20 questions. You can begin to get the flavor of why it is an employee will stay longer if their manager cares enough.” www.americandrycleaner.com

$5.5B Payment Card Settlement Could Benefit Many Dry Cleaners

Claims in Visa, Mastercard class-action suit are now being accepted BROOKLYN, N.Y. — The claim submission process has started for the largest private antitrust class-action settlement in U.S. history, and millions of business owners nationwide are expected to submit claims to get their portion of the court-approved $5.54 billion settlement. The class-action suit includes millions of U.S. businesses that accepted Visa and/or Mastercard credit or debit cards between Jan. 1, 2004, and Jan. 25, 2019, and who did not previously opt-out. Claim forms started to be mailed out last month to class members by the U.S. Postal Service. “This is an historic antitrust class-action settlement that provides some relief for U.S. merchants after years of paying allegedly inflated Visa and Mastercard interchange fees,” says K. Craig Wildfang, of Robins Kaplan LLP, co-counsel on the litigation alongside Robbins Geller Rudman & Dowd LLP and Berger Montague PC. “The case has been winding its way through the court system for nearly 20 years. Now we look forward to helping class members with the claims process and getting the benefits of the settlement into their hands,” says Alexandra Bernay, partner at Robbins Geller Rudman & Dowd LLP. On March 15, 2023, the Court of Appeals for the Second Circuit unanimously upheld the district court’s order giving final approval to the $5.54 billion settlement on behalf of U.S. merchants in the “In re Payment Card Interchange Fee and Merchant Discount Antitrust Litigation” class action lawsuit. The case relates to claims that merchants allegedly paid excessive fees to accept Visa and Mastercard cards. The suit alleged that Visa and Mastercard and their member banks acted in violation of the antitrust laws. In Memoriam: Roger McMillan, Colmac Industries Retired longtime leader of company dies at 81

SPOKANE, Wash. — Roger Kenneth McMillan, the former leader of Colmac Industries and Colmac Coil Manufacturing, died on Thursday, Dec. 28, 2023. He was 81. McMillan started at Colmac Industries — the company founded by his father, Jerry McMillan — in McMillan 1969 after earning a master’s degree in mechanical engineering in 1966 and then serving two years in the U.S. Army stationed at Fort Dix, New Jersey, as a 2nd and 1st Lieutenant in the Ordnance Corps. McMillan began his time at the company, located in Colville, Washington, working in engineering and product development. He was in this position until his father passed away in 1974, at which time he stepped in to run the company until 2002 and then retired in 2005. During his leadership, the company spawned a second business, Colmac Coil Manufacturing. McMillan was preceded in death by his parents Jerry McMillan and Gwen McMillan, and is survived by his wife of 59 years, Dee McMillan. He is also survived by his sister Carol and her family; sons Scott and Brian; grandchildren Savannah, Darby, Harrison, and Rosalie; great-grandson Carter; and great-granddaughter Aspen Jade. A celebration of life was held at Colville Community Church in Colville, Washington, on Thursday, Jan. 4, 2024.

Bringing in New Customers — Attracting new customers was the major 2014 business priority of the majority of drycleaners, according to the American Drycleaner Your Views survey, with 39.1% putting it at the top of their list. Other top priorities included “raising prices and/or cutting cost” (21.7%), “exploring extra services or new opportunities” (10.9%), “adding/updating equipment” (5.4%) and “sprucing up their stores” (5.4%). When looking back at their 2013 performance, 55.4% of cleaners said their businesses met “some” of their goals, while 27.2% “did not meet” its goals. Only 6.5% reported meeting “all” their goals. 25 YEARS AGO. Rolling out the Welcome Wagon — Welcome Wagon and Getting to Know You, two marketers targeting new homeowners, joined forces — and dry cleaners were thought to be among the first businesses to benefit. Welcome Wagon worked with more than 65,000 merchants nationwide, and more than 750 of them were dry cleaners. “It’s important that dry cleaners reach out to new homeowners,” said Welcome Wagon President Joel Zychick. “When families move to a new community, they tend to pick dry cleaners and stick with them for as long as they live there.” 50 YEARS AGO. Function Over Fashion — With the energy crisis hitting all walks of American life, even the 32

people’s choices in clothing were changing, said Robert Blanchard, director of the marketing division of the American Textile Industry. “People may have to start buying clothing on the basis of what is functional rather than fashionable,” he predicted. “With less choice in fabrics and colors, they may have to concentrate on the basics for their wardrobes.” While firms such as Du Pont and Celanese agreed that new fabrics that could be made without a petroleum base were unlikely to be developed for a few years, they continued to pour money into research. 85 YEARS AGO. Expanding His Horizons — In Wisconsin, American Drycleaner reported, the bravest man is Albert Miller. He worked

in the drycleaning department of Model Laundry in Fond du Lac and decided he ought to know something about sewing. Miller went to the Fond du Lac Vocational School and enrolled in a sewing class. Of the 30 students in the class, Miller was the only man. At first, Miller said, he was a little self-conscious and would catch the women looking up from their work every so often to watch him thread a needle or take a tuck. He became quite nonchalant about his place, however, and proved his skill by fashioning a skirt out of an old pair of trousers.
