n the surface, a person might be tempted to say, “A squeegee is just a squeegee.” Not true, said three executives from two squeegee manufactures who spoke recently with Broom, Brush & Mop. Indeed, the executives outlined many types of squeegees their respective companies make to meet the varied needs of their customers.

specialty items,” Andrews said. “Frequently, and with great success, we have gotten some ideas for new designs from employees and customers who aren’t on the R&D team. Users are an excellent source to alert us about what their special needs are, so that we can design a squeegee to meet those needs.

I’m amazed at some of the Haviland, and her daughter, Executive Vice President Alice Andrews, are spreading the word that there are uses for our squeegees. The two innovations are AQUALIR Pro rubber and the Quick Flip squeegee. AQUALIR Pro blade material is specially compounded and formulated with a natural rubber compound system, exclusively sold by Haviland Corporation. The material was developed for applications where heavy-duty impact and wear resistance, in harsh real world environments, are required, according to the company. The Quick Flip squeegee has two blades, one on either side. The types of blades depend on the task at hand. The company says this helps eliminate downtime and saves money, because if a different blade is needed for a particular type of flooring or detergent, the enduser can just “flip” it over. There is no need to have two separate squeegees. Today’s trends in the marketplace are leaning more Alice Andrews and more toward online shopping. This creates a double edged sword, offering customers conveniences, but losing the expertise that the customer can gain from businesses. “We are seeing more online purchasing,” Haviland said. “We always like to be able to talk to people, to answer questions they

may have and direct them to the squeegee that will do the best job.” Andrews added: “One of the impacts of online ordering is you just don’t get that time to interact with customers. We feel that by speaking with them, we can provide more education concerning their needs. I enjoy working with customers to offer them the perfect squeegee” Haviland Corporation places a strong emphasis on customer service, including having a person answering the phone versus a machine. With their highly trained customer service personnel, customers receive prompt solutions, according to the company. Haviland Corporation has always strived to source raw materials within the United States and only imports out of necessity. The big push to bring manufacturing back will only make this easier for Haviland Corporation to continue manufacturing American made products, according to the company.

“We do some importing, but we try to keep it at a bare minimum. We import some items so we can stay competitive in a couple of markets,” Haviland said.

Andrews added: “Looking ahead, I think the challenge will be to find suppliers that are in the United States for some of the items we now import, and, hopefully, bring them back onshore to be competitive here. “Squeegees have been around since the ancient Greek era and continue to be a much needed tool. The rubber for Belgian moss squeegees is open cell and very soft and porous. American squeegees are of a harder durometer, as they are designed to move water and other fluids. In contrast, the Belgian squeegees almost dries the floor, according to Gale. EFFICIENT TRIMMING OF ROLL AND Squeegee durometer is based on a twoC OR NATURAL FILL digit number system. The lower the number, the softer the squeegee blade. For example, 65 durometer is softer and 95 durometer is harder. “For our standard Belgian squeegees, we have the black moss, and a synthetic rubber,” Gale said. “The black moss is a natural rubber. We also have a red neoprene blade. All the squeegees are available in both light and heavy-duty. The red neoprene are a higher quality and a bit more expensive than the black. “We are expanding our warehouse capacity of Belgian moss squeegees because we have received such a tremendous demand for them.” As a bonus for Belgian moss customers, Dorden makes its centrally located Detroit warehouse available. “At our Detroit facility, we have both warehouse and manufacturing capabilities, and we are utilizing the warehouse space for the moss products,” Gale said. “So, customers can use our warehouse for their inventory. “In addition, our domestic-made squeegees are very popular. We manufacture a lot of private label products for other companies, as well. We use non-rusting and non-sparking aluminum components for long life. conventional black rubber blades may pose a problem. Its nonabsorbing vinyl is not too soft, but highly flexible and extremely versatile. It is great for food service and hospitals “Because the gray vinyl material is non-absorbent, it is antimicrobial,” Gale said. “It does not absorb the way a natural rubber absorbs. It is a closed cell rubber. Bacteria doesn’t grow on it, which makes it great for hospitals, restaurants, clean rooms, processing plants and packing houses. Dorden also offers a red rubber, which is non-marking and a great seller.” The company’s proprietary blended, long-lasting black rubber compound blade is resistant to petroleum, paint, chemicals and animal fats. It works well for smooth floors, such as cement or linoleum. These blades are used by service stations, car washes, auto dealers, factories, shops and stores. “All our squeegees have aluminum frames, which are non-rusting and non-sparking,” Gale reiterated. Dorden has also developed Bruce Gale several new products. “We have a squeegee made from an aircraft quality, military grade aluminum,” Gale said. “It’s not as heavy a mil as our standard piece, yet it is very strong. We have had tremendous acceptance with this product. It is very cost competitive, as are all our squeegees.” In addition to floor squeegees, Dorden offers several series of industrial, commercial, professional-grade window squeegees. They are: Industrial “C” Series — A premium, heavy-duty, one-piece aluminum channel frame holds a specially-extruded black rubber blade in place to create, not just a window wiping tool, but a multi-use tool. The squeegees are designed for maintenance and janitorial activities like countertop and any flat surfaces. They are especially good for use on equipment in factories where oils and other fluids are a concern. They are also great for use on wet grinding machines and by tile contractors, among others; and, Professional “CP” Series — Features a natural red rubber service blade, backed by a firmer black rubber compound backing cushion. They are used in stores, factories, warehouses and in general janitorial window cleaning. These squeegees are re-usable because the blades are replaceable. “The industrial and professional products have many uses — they are not just window squeegees,” Gale said. “The squeegees are very heavy-duty, with heavy-duty rubbers. The rubber is a special designed extrusion. The rubbers on these products are not a thin extrusion type, similar to some of the professional style window squeegees. They are heavy-duty. “The industrial and professional series squeegees have a very heavy-duty gauge steel trap socket, as do our regular squeegees. We also have an extra heavy-duty cast zinc socket for many of our floor squeegees. We offer some variations of our steel trap and cast zinc sockets. “The newest thing we offer is the steel trap socket with a threaded handle option. Standard squeegee sockets have a tapered socket, which is normally used. With the traditional PG 14

tapered handle, the wood swells and holds the squeegee in place, but some people prefer a threaded handle.” As Dorden imports items from Europe, including the Belgian moss squeegees, the current tariff situation comes into play.

“When there is talk about tariffs, it creates some panic situations in the markets,” Gale said. “When companies panic, they raise prices. Everybody is in the same boat, hopefully not the Titanic.”

Many companies have had to adjust to the modern-day penchant of people preferring to shop online, which has been a plus for Dorden. “Online commerce is beneficial because we deal with some larger companies that have an online presence, allowing anyone to buy from them,” Gale said. “As a result, we see a lot of online business that comes to us through those companies.” Dorden’s website does not have online ordering capabilities. Gale discussed some of the other challenges his company must deal with moving ahead.

“Obtaining raw materials in a timely manner is a big issue,” he said. “We are seeing longer and longer lead times for certain materials.”

Another issue, in this time of low unemployment, is the difficulty finding quality employees with technical and vocational skills. “We have been working with temp agencies, but it is still difficult to find the right employees,” Gale said. “It is a very tight job market, but we have been able to fill our needs for employment. In today’s world, people don’t necessarily want to come to work in a factory. “On the plus side, I am seeing a resurgence of cities providing vocational education. As a result, we will see more young people coming along with vocational skills they can use in factories.” Despite the technological advances in the modern world, such as robotics, there will still be a need for skilled workers, Gale said. “I saw a photo in a magazine of a robot holding a broom and sweeping. On the side there had to be a person operating a computer that ran the robot,” Gale said. “So, there was the robot sweeping with a broom, but there still had to be somebody operating the system. I thought that was very telling.” Despite the challenges in doing business in today’s everchanging marketplace, Gale is optimistic about his company and the squeegee industry in general. “I feel good about the future. Politics aside, we should have a very strong economy,” Gale said. “Most of our products are going to industry, food service, hospitals and janitorial, and those are strong segments. While there are a lot of very large companies offering products, there is still room for niche operators. Plus, we offer private label products to those large businesses, as well. “There are large distribution groups that are selling a lot of products, and they are not going out of business tomorrow. People have to clean, and that is an ongoing process. As a result, the products we make have to be replenished.” Contact: Dorden Squeegees, 7446 Central Ave., Detroit, MI 48210. Phone: 313-834-7910. Borghi Group. Boucherie USA Inc., has been selling Boucherie brush machines, sophisticated multi-component injection molds and packaging equipment in North, Central and South America for more than 30 years. In May 2014, G.B. Boucherie and Borghi Spa (www.borghi.com) merged into the Boucherie-Borghi Group. The joint programs of these two companies cover a large scope of brush making, and the sales and service network gives worldwide coverage. In addition to Boucherie USA, Borghi USA and its team support Boucherie customers for household and technical brush machines. Boucherie Products: Tufting machines for brooms; household, industrial and personal care brushes; and toothbrushes. Boucherie’s Anchor Free Technology has now been re-engineered to allow for the production of household and industrial brushes without the use of anchors or staples. The filament and block can be of different materials, and triple fiber-boxes for three different fiber colors are available. With two filling heads running continuously at 630 RPM (1,260 tufts per minute), the output is increased. In many indoor broom models, the

BBM MAGAZINE | May/June 2019

2019 | SUPPLIERS DIRECTORY block requires a mere 50 percent of the weight in polypropylene of a regular brush block. Additionally, there are savings in filament waste since no trimming is needed, and there is no wire. In this world of high energy costs and petroleum-based materials, such savings cannot be considered trivial. The TCU-CNC machines are capable of handling brushes from nailbrushes to 24-inch brooms with special modifications possible to run 36-inch brooms in two operations. The modular concept, which permits a machine to be reconfigured for vastly different brushes, has now been well demonstrated. Moreover, these machines are available from being manually loaded all the way to fully automated production cells, equipped with fully automatic handle feeders and industrial robots. The TCU-CNC range of machines has been further extended by the introduction of the TCU-T/CNC and the TCA-CNC. The TCUT/CNC machine, with long stroke filling tools that are lined with a carbide and sturdy carousel with heavy-duty support in the drilling and filling stations, is designed for arduous applications with drill sizes up to 12 mm, and the use of heavy vegetable fibers. The TCA-CNC machine has short-stroke anchor filling tools, and will make smaller brushware like dish brushes at a speed of up to 1,400 tufts per minute. The newest refinements to the TCU line of machines are a faster indexing of the turret, higher speeds and a wider range of automation options. The single-header SCU will handle disk brushes as well as plate brushes, and can be converted to a household brush machine in a matter of minutes. Toothbrush Production Lines and Work Centers: Boucherie has developed a variety of toothbrush manufacturing equipment. Production

machines range from the very affordable TB3-A/CNC, through the TB3TS and TB3-FS, (which are economically priced, full production lines for less demanding applications,) to the highly automated and sophisticated TB3-FM and TB3-FM/L. All of these single header machines now run at continuous speeds up to 1,000 tufts per minute. For the highest production, Boucherie offers the double-headed TB32-Flexi cell, which can make up to 70 brushes per minute when the two filling tools run in parallel, or for complex brushes with two different hole sizes when the filling tools run sequentially. This flexibility is built into the concept of the machine, and can be used effortlessly. Since the introduction of the Flexi concept, TB35-Flexi cells with up to five filling tools have been built and delivered for a total output of up to 5,000 tufts per minute. Anchorless Toothbrush Production Lines and Work Centers: In the field of machinery for the oral care industry, with the introduction of the AFT/CNC machine, Boucherie clearly established a leadership position in anchorless technology. With the new AMR machine, however, Boucherie is making a giant step to bring anchorless toothbrush production to more toothbrush makers. The AFT/CNC is the first machine for tufting toothbrushes without using anchors. Block tufts, strip tufts and various combinations of tuft angles widen the range of design options for the toothbrush heads. The AFT/CNC features automatic handle feeding, Windows-based CNC controls, and pre-end-rounding of bristles. No trimming is required. AFT technology may now be used to manufacture toothbrushes with tapered filaments. Available too is a less automated version of this machine: the AFT/SD line, in which the handle and bristle infeed are accomplished manually. The AMR machine also features Boucherie’s in-line pre-endrounding system, and will make the brushes that are now manufactured on complex anchor-set production cells at a reduced cost, with a higher end-rounding quality, and at least at the same speed. The AFT-IMT is the world’s first commercially available in-mold technology for the production of toothbrushes, according to Boucherie. Pre-end-rounded filaments are picked and arranged in their final configuration prior to being transferred into a mold, where the brush head and handle are over-molded to produce the finished product. IDM Machine: The IDM is a compact carousel machine for the high-speed production of inter-dental and mascara brushes. It is now possible to produce up to 65 high quality brushes per minute, even while using the smallest wire sizes, since the brush remains in the same clamp throughout the whole production process. The IDM is available in versions with spool feed of the nylon, or with fiber boxes for pre-cut filaments. An integrated vision system for the automatic inspection of finished brushes is also available. Injection Molds: Boucherie produces single-component molds, multi-component molds with manual or automatic transfer, and multicomponent, high cavitation, valve gated, hot runner stack molds. Boucherie molds are used to produce a wide range of consumer, medical and engineering products. Packaging Machines: Form, fill and seal blister packaging machines are available in heat seal and high frequency seal versions for toothbrush and personal care brushes. They may be operated as stand-alone machines or integrated into one or two tufting machines. 19 Briarwood Products LLC 2900 Bradwell Ave. Cleveland, OH 44109 USA

THRIVING AS A SMALL BUSINESS AGAINST LARGE COMPETITORS

ith a history that dates to 1927, Zephyr Manufacturing is currently led by R.J. Lindstrom, a fourth-generation family member now at the company’s helm. Lindstrom has been with Zephyr full-time since 2008, and was named president in 2010. During that time, he has seen many company consolidations within the cleaning products industry. It is in that environment Zephyr, a producer of mop and broom products, continues to compete. “We are a small, family-owned business that deals with larger competition every day. The question that constantly must be asked is, ‘What can we do to not only survive, but make money and remain a healthy family business?’” Lindstrom said. “Today, it doesn’t seem to matter if you are talking about a supplier, distributor, customer or competitor — they are all getting bigger. Small companies are disappearing. It’s the way the business world appears to be heading. You can have four customers that all of a sudden become one company. Selling to larger customers can be very different from selling to smaller ones.” In that type of challenging setting, Lindstrom said it’s important his company’s employees look for ways to establish an edge in the marketplace for Zephyr. He listed four specific areas that have helped. They are:

n Find your niche — “No matter what type of market, there always seem to be commodity products available with no price bottom. It’s really hard to make money if you only sell those types of items,” Lindstrom said. “For example, if all I wanted to sell were cotton cut-end mops, my margins would pretty much be zero. I would be competing with everybody else who makes that same product. Fortunately, at Zephyr, we have a lot of products that our larger competitors are not willing to develop. Many of those items help us solve customers’ problems. “(Zephyr) offers different yarns, different sizes of items and we will private label.

We work to solve whatever problems a customer may have. That adds a lot of value as we go to market. I feel smaller companies

are often much better at satisfying the need for niche products, compared to larger businesses.” n Provide greater responsiveness, customer service and general communication — According to Lindstrom, many smaller businesses succeed due to the simple act of quickly responding to inquiries, often within a day. “We have customers tell us that it will take another company at

family-owned businesses share is the opportunity for younger family members to learn from the previous generation, according to Lindstrom. “As a member of the younger generation, you tend to learn a lot more about the company’s products and services offered to customers,” he said. “Also, I have found that our employees know a lot more, because they tend to stick around longer in a family business. Everybody in my office has been at (Zephyr Manufacturing) for at least eight years, and some upward R.J. Lindstrom to 20. They know a lot about our products.

“At Zephyr, our people can add their experiences to the conversation with customers. least a week to get back to them. To me, that is crazy. The focus, after the purchase, is customer properly reaching that company. It often centered on bigger ticket items. However, that process can often

seems when I try to contact a representative of a large company, there is a ‘phone tree’ in the way. You have to hit ‘1’ and then ‘2’ and then leave a message. You often don’t really know who has received that message, and if he/she is ever going to call you back. “When a person calls our company during business hours, he/she will talk with a live person who, not only answers the phone, but who can truly be helpful. If our representative doesn’t know the answer, he/she can direct the caller to the right person for help.” n Tout the benefits of working with a company that offers a small, often family company culture — According to Lindstrom, another benefit of working with a smaller company is that the chain of command in decision making is often much shorter.

“Many smaller companies can act quicker on important issues, which ultimately can lead to better service,” he said. “Also, a smaller company is

generally not as concerned about quarterly profits. They have the luxury of looking further down the road. Not everything is about making money immediately. “As a company, if you are more concerned about keeping your books looking good for October than solving a customer’s long range problem, that may change the way you react to a lot of things.” n Showcase the market knowledge and experience exhibited by your company leaders and employees — One trait many BBM MAGAZINE | May/June 2019

upset many longtime customers. Lindstrom agreed, adding, “When it comes to companies that sell brushes, mops and/or brooms, I feel product diversity is often more important than it is in certain other industries. There are bigger companies, however, that focus on the volume of big-ticket items, and don’t care as much about the lesser selling items, which often fall by the wayside. “A lot of times, however, it’s all tied together. A good customer may be buying close to 100 percent of the products that a company sells.”

THERE’S AN APP FOR THAT!

obile apps have become increasingly popular, providing a variety of services, products and programs for users of such mobile devices as smartphones, tablets and smartwatches. Some apps are free, while others come with a charge. The variety of apps available today, however, seems endless, as demonstrated by Carlos Petzold and Miguel Medrano, both of brush, broom and mop machinery manufacturer/supplier Borghi USA/Bodam International. From finding the closest Italian restaurant to booking the best value hotel room to learning another language — there is an app for that — and much more, according to Petzold and Medrano. Among that apps they highlighted, under the following categories, were:

see if that plane took off on time as it heads to your airport. “I also like Parking Panda, which allows you to make a prepaid reservation at many parking garages. That is really helpful if you are going to an event where parking may be an issue.” Petzold also spoke of Adobe Scan, an app which allows a smartphone to work as a scanner. “You can scan a page and sign it (with a specific type of pen), which then becomes an official document,” he said. The app can capture such items as receipts, forms, pictures, business cards and notes. Using built-in Optical Character Recognition (OCR), it can transform those items into smart PDFs. “I also like Google Translate, which allows the user to type in words in one language and then find their meaning in another language,” Petzold said.

ESTABLISHING AND UTILIZING AN OUTSIDE BOARD OF DIRECTORS FOR YOUR CLOSELY HELD BUSINESS

very company needs proper guidance. That is especially true when it comes to deciding the direction of the business as well as the making of key decisions. Jeff Malish, of The Malish Corporation, which produces brushes and related items, discussed the merits of establishing and utilizing an outside board of directors. According to Malish, a strong outside board of directors will often be able to properly challenge company leaders and help them see the benefits of doing some things differently. “Outside board members can bring with them added experiences and knowledge to help with specific issues that may be impeding a company’s Jeff Malish growth,” Malish said. Furthermore, growth within a company can take a leader out of his/her comfort zone. A company can also outgrow a leader’s skill set, he added. Members of a strong board will often exhibit certain skills that (a company leader) may not have, and thus help that leader better navigate through the growth of a business. “No one knows everything,” Malish said. “The sooner you can admit that, the sooner you can hire people smarter than yourself in certain areas of business to help.”

E

He said that an

Prior to forming a board, Malish recommended the topic should be discussed with a company’s legal counsel to determine what is right for that individual company. There is also a difference between a “board of advisors” and a “board of directors.” “A board of advisors is made up of just that, ‘advisors.’ There is no legal or fiduciary responsibility. A board of directors, however, has legal and fiduciary responsibilities,” Malish said. “Even if you choose an advisory board, you should use them like a board of directors. They are there to help you. They are there to provide good advice.” One of the first steps to selecting a board is determining its size. According to Malish, five to six members is usually a good size. Too many board members can become cumbersome.

“Many experts advise having 75 to 80 percent of your board members to be considered ‘outsiders.’ Those are people who are truly not affiliated with your company, as opposed to shareholders, family members and/or employvees. That percentage may depend on how many shareholders

you have, and which shareholders want to also be on the board. If you have three or four shareholders on the board, I suggest also having at least four ‘outside’ board members. You need that balance for true outside input,” Malish said.

”I would not recommend having paid advisors on your board, such as your accountants, attorneys, etc. You are

already paying those people for their advice in their areas of expertise. Why pay them twice?

“It’s also important to choose people with solid track records. They should have experience in similar sized companies, preferably just a bit larger than yours. People who have only worked for extremely large corporations, however, may have a hard time

relating to smaller businesses.

Make sure they have useful connections in the business world. Recruit from other industries. That will give you more diverse thinkers with different experiences. Select diverse areas of expertise.”

Malish provided brief biographies of his company’s nonshareholder outside board members. They include an entrepreneur who owns a manufacturing company; a CFO of a business; a vice president of sales & marketing from a noncompeting supplier to the brush industry; an attorney specializing in international business law; and, a general manager of a multinational company.

outside board of directors can also enhance a company’s credibility, as well as the “It’s important to select board members who credibility of its leaders. candidates. According to Malish, that is where a company’s paid advisors can come into play. “Your attorney and/or accountant often work in vast networks that involve many good people in the business world. Ask for their help. Also, utilize relationships that have been established at clubs and/or with the local chamber of commerce. It may be good, as well, to hire an executive search firm, while SCORE (Service Corporation Of Retired Executives - www.score.org) can also assist. Local candidates are preferred, due to the travel expense involved in attending your meetings,” Malish said. “It’s good to hold as many interviews as necessary to get the right people. Explore their previous and/or current board experiences. You want an active board, not directors in it for the money or prestige. Mention reimbursement only to top choices. If the candidate asks about compensation early on in the interview process, he/she may not be a good choice.” He added that compensation in today’s business world often varies for board directors and advisors.

“Expect to pay between $2,000 to $10,000 per year for an outside director. You should also cover any travel related expenses,” Malish said. “Consider getting professional liability coverage (directors and officers liability insurance), with a policy that protects your board of directors and officers.” It is recommended to have three to four meetings per year involving the outside board, he added. “(At The Malish Corporation) those board meetings take place about two to three weeks after the close of a business quarter,” Malish said. “Meeting duration can vary, but anything longer than four hours becomes unproductive. Our meetings take place from 12:30 to 4:30 p.m. I bring lunch, so I ask everyone to get there by noon. Even if someone is running late, that person can usually make it by 12:30 p.m.

“Set the agenda well in advance of the meeting and include time durations for each agenda item.

It’s important to run an efficient meeting. Do not run over the allotted time unless absolutely necessary. Select agenda items that are relevant to your company. Just reporting what happened last quarter is of no benefit. I provide historical data a week before the meeting (financials, sales reports, etc.). My first agenda item is always a brief financial review, and I usually have two to three other items on the agenda for which I need assistance.” Some examples of needed assistance may be: n Leadership development — Developing key staff and planning for growth; n Financing – If financing is needed, it needs to be approved by the board; n Executive compensation/bonus — Can involve staff reviews for possible added compensation or bonuses; and, n Growth goals/objectives. Malish added that board responsibilities can vary, depending on a company’s structure. Responsibilities can include: n Hiring/firing/change in compensation or duties of the CEO and/or executive staff; n Purchase or sale of assets over a certain dollar amount; n Engagement, terms of engagement and dismissal of auditors; and, PG 58

n Borrowings over a certain dollar amount. “I recommend consulting with your legal counsel to determine what should, and should not, require board approval,” Malish said.

“Be honest with your board members. Don’t hide information, no matter how bad it might be. They can only help you if they have accurate information. It’s also important to listen to your board. They

may challenge you to move out of your comfort zone, but that is in the best interest of your company. “If they are strictly an advisory board, still treat them as a fiduciary board. They are helping you, and deserve the proper respect. If you select good board members, and utilize them properly, they can help your business grow and become more profitable.”

UNIQUE STRATEGIES FOR EMPLOYEE RETENTION AND HIRING PRACTICES

ow unemployment rates are causing labor shortages in many industries and companies. Once a good person is hired, today’s successful companies realize the importance of keeping that employee on board and happy. Presenting that topic during his portion of the ABMA Meet The Pros roundtable event was Enrique Mejia, of PMM, a manufacturer of engineered synthetic filaments for brushes. “There is an overall lack of available talent for many industries. That has become a significant hurdle for 2019. The lack of labor/talent can be one of the greatest barriers for growth,” Mejia said. “There have been different strategies put in place by many companies, over the years, to help retain quality talent. That includes what is known as ‘talent management.’” According to the article, Enrique Mejia “Why Talent Management Is An Important Business Strategy To Develop,” by Susan M. Heathfield (www.thebalancecareers.com), “talent management is an organization’s commitment to recruit, hire, retain and develop the most talented and superior employees available in the job market.” Mejia added: “There remains a growing labor shortage. Many economies are doing well, and unemployment is low. On top of that, manufacturing for some is perceived as being mundane work. If you talk to many young people today, there are those who don’t want to be tied down to a machine all day. They are looking for jobs that they feel are more meaningful. Young people want meaning in their work. They seek a greater purpose. The question remains, ‘If there is a large percentage of today’s younger people wanting to work in Silicone Valley, how do you, as a manufacturer, convince some of those people to work in manufacturing?’

L

BBM MAGAZINE | May/June 2019

“Not all manufacturing is hypertechnical, but if a company can provide the ‘why’ behind a product it is producing, there are millennials who will find a greater interest and purpose in that business. It’s also important to project a positive company brand.”

He noted that winning today’s talent war often involves improved hiring and retention practices. Included is an increase in compensation, while also implementing better training programs. Mejia shared some ways PMM has been able to find, and retain, valuable employees. That includes working with, and receiving recommendations from, professors of local colleges, helping the company get in contact with top students for possible employment. Once a person is hired, Mejia said PMM works hard to provide a positive company culture, as well as life-balance support for employees outside of the work environment. That includes offering a variety of activities and experiences, such as trips to local philharmonic orchestra concerts. Other company perks involve chef training sessions/lunches, free Uber rides for those who work late shifts and funding graduate program studies.

NEW METHODS FOR IMPROVING SHOP FLOOR SAFETY AND SECURITY

quality shop floor safety and facility security program is necessary for keeping employees safe and workers compensation insurance claims down. Providing past success stories on the subject, during his roundtable presentation, was Mark Scagliarini, of Pioneer Packaging Inc., a provider of packaging options for various industries.

A

“Your employees deserve a safe and secure place to work.

If you improve safety, your productivity will improve, quality will go up and you will save money in the long run,” Scagliarini said.

He noted that a safety and security program implemented at Pioneer Packaging a number of years ago has greatly reduced workers compensation claims and made the company’s overall facility more secure. Having been involved with that program since its implementation, Scagliarini offered the fol lowing suggestions: n Incorporate a strong, employee-engaged 5S program, as part of “lean manufacturing.” He said that will drive improvements and help save money for the company. Mark Scagliarini n Create a monthly contest focusing on safety that involves the entire company — manufacturing and office alike. “Safety audits can be conducted by manufacturing personnel for

the office and by office personnel for the manufacturing area,” Scagliarini said. “Keep it simple, such as presenting trophies and/or gift cards to those employees in the winning department or office. Have fun with it, and watch the pride that develops within the company.” n Understand that clean and organized spaces within a facility have repeatedly proven to increase productivity and reduce safety incidents. “We went through our facility (at Pioneer Packaging) to get rid of stuff no longer needed and found parts for machines that had not been in operation for 12 years,” Scagliarini said. “We filled two trailers for the scrapyard. Lower insurance rates can follow,” Scagliarini said. Scagliarini also made the following suggestions pertaining to plant security: n Make sure to insist that all doors remain locked at all times; n Have a strict sign-in/sign-out policy in place, with all visitors escorted at all times; and, n Understand that security cameras are a fantastic tool for evaluating safety programs, as well as protecting employees. “Have your safety committee observe video recordings to see what is happening on the shop floor, trying to detect any safety issues,” he said. “Security cameras can also play a key role in documenting employee confrontations — as well as potential person-to-person conflicts — both physical and verbal.”

SUCCESSION PLANNING FOR THE SHOP FLOOR

n today’s business environment, “succession planning” has become a hot topic. Many companies have a formal plan, or at least a good idea, of succession for top management officials. That can include CEOs, presidents, vice presidents and general managers. The problem is, below the management level, there remains a void at many companies to formalize a succession plan involving key positions on the shop floor and in the warehouse. That void can cause costly gaps within an organization. This topic was the subject of a roundtable discussion led by Tina Burnet, of Freudenberg Household Products (FHP). The company produces brushes, mops, brooms and other cleaningrelated products. “One of the reasons succession planning is so popular and important today is because labor statistics show that the majority of the large baby boomer generation is at, or nearing, retirement age. The problem is, the next generation, known as ‘Gen Xers,’ is a smaller group in population, compared to the baby boomers,” Burnet said. “Therefore, fewer people from the Gen X generation are available to fill positions left vacant by baby boomers. Following Gen Xers are members of the millennial generation. Those are people who often have different ideas as it pertains to their career choices, providing additional workforce uncertainty.” Burnet added that there is often a large hole left within an organization when someone with valuable skills and experience

reason,” Burnet said. “Once you have an idea of who your potential candidates are for succession opportunities, it’s time to formalize a program. To get total employee buy-in, a formal program is necessary.” Burnet shared one program that is helping a company’s shop floor employees seek greater training for possible succession opportunities. That business has three areas at its manufacturing facility designed for cross“According to research, 62 percent training. This is true not only for management, but elsewhere within a company. “It’s important to fill that hole with the right person as soon as possible,” she said. “It’s also essential to build leaders within your organization. That can be done by properly recognizing people who do a really great job. You want them to feel like they are an important part of the succession process. That builds motivation.

The possibility of doing so helps to build another job at the company. the company’s image in their minds during the hiring process. Programs like cross-training and job shadowing also build familiarization, for a larger group of workers, when it comes to the different tasks within a company. “There is a statistic that shows it takes one to two years for a person to be as productive as the person he/she replaced,” Burnet said. It’s therefore important to provide greater training opportunities, for both new and existing employees, before a vacancy occurs, she added. There are some simple steps to take to begin a succession planning process, according to Burnet. “When hearing the buzz words ‘succession planning,’ business leaders may think there is going to be an added cost involved, or that they must find some type of outside formal help. That is not necessarily the case,” Burnet said. “There is a lot of material available today pertaining to the topic.” She shared some steps to help companies get started in the succession planning process, pertaining to shop floor positions. One step is to have managers/supervisors form a work chart involving those employees who serve under them. Employees can be divided on the chart into certain groups such as: those identified as being ready to take on different roles within a company, those who can be ready if given additional training, and those who are either not interested or not qualified to take on new roles. “Not everybody wants, or needs, to be part of a successional plan, and that is OK. There is nothing wrong with steady performers who are happy to stay where they are, for whatever

“‘Help’ is a huge word in human nature. Everyone wants to help someone else. So, when you say to a veteran employee, ‘We need your help. You are the expert. Please help us identify who could be your successor when the time comes for your retirement or vertical move,’” Burnet said. “Many veteran employees are willing to engage with fellow workers to help identify a successor. “It’s important that companies have a succession plan in place for a variety of positions. Doing so helps protect businesses from gaps in employment that can take place after key people leave.”

EMPLOYEE PERSONALITY TESTING AND SCREENING

he hiring process is often expensive and time consuming. Successful company executives today understand the need to streamline the hiring process, while at the same time constantly look for the best possible candidates. Discussing his company’s method of hiring, especially for machine operators, during his roundtable presentation was Jim Benjamin, of Precision Brush. The company is a manufacturer of various types of brushes. “Precision Brush has changed its hiring focus over the years, from targeted position fulfilment to full-time searching,” Benjamin said. “We have ads constantly running that describe our company, its values and the positions currently available. we receive interest from someone, that potential candidate gets a welcome email from us. It includes a link that allows him/her to take an assessment to determine that person’s natural traits. “We have realized over the years that even though someone may have no shop experience, he/she can still possess the right traits, allowing that person to be Jim Benjamin successful and happy at our company. If the assessment comes back showing the traits we are looking for, we then send that person a second test. It involves eight general topics: measuring, mechanical, common sense, electrical, hydraulic, pneumatic, machining and math.” Depending on how well a candidate does on the latest assessment, officials at Precision Brush may consider that person for available positions or open the conversation about training. “The key for us is to not waste time talking to anyone until we have the two described parts completed. That is a huge time saver,” Benjamin said.

“Even if we are not hiring, we are constantly looking for better people. If an ‘all-star’ comes along, we are always open to bringing that person in to discuss a possible fit within our company.

“We also share our company values with candidates from the start. Those values are listed in the initial ad and repeated many times during the first interview. It’s important to provide examples of what our idea of ‘value-based behavior’ looks like and doesn’t look like.” According to Benjamin, the core values at Precision Brush took time to develop. “Our existing employees had to be involved with the initial values development process, helping them to receive full ‘buy-in’ of those values. That took some time. However, it has been well worth it for our company,” he said. “Overall, we have experienced a lot of success using our hiring method, but of course there is always room for improvement. That (process) doesn’t guarantee success, but it does help us find more people who are the right fit. “We look for people who can become specialists, craftsmen and/or tech experts. Most of those types of people are logical and deductive thinkers, who also possess good follow-through qualities.” Benjamin said he has given the company’s testing to current employees and found it to be very accurate. “For the most part, there are no right or wrong answers, except for the math portions,” he said. “We have found our current hiring process to be helpful in finding good candidates who don’t necessarily interview well under normal circumstances. Those people can still become good machine operators.” Several members at Benjamin’s roundtable presentation shared their own company’s success stories in finding good employees. That includes working with a recruiter who seeks out possible hires from area colleges; donating equipment to local high school BBM MAGAZINE | May/June 2019

BEST PRACTICES FOR REDUCING YOUR CARBON FOOTPRINT, WHILE AT THE SAME TIME DELIVERING A RETURN ON YOUR INVESTMENT

educing a company’s carbon footprint is becoming very important in today’s supply chain — from manufacturers to suppliers to customers. During her roundtable presentation, Connie McKinney, of The Sherwin-Williams Company/Purdy, discussed how Purdy’s manufacturing facility in Portland, OR, has entirely eliminated its landfill-destined waste. Purdy produces a variety of painting-related products, including paintbrushes. McKinney explained that Purdy’s major push toward recycling all types of items began approximately 15 years ago when a person in charge of the company’s cafeteria started recycling aluminum cans and other items. “It grew like wildfire. Everybody throughout the Connie McKinney plant was coming up with things to recycle and looking for other ways to be environmentally friendly, whether it was on the manufacturing floor, in the cafeteria or in the office,” she said. “It’s been nearly 10 years since the last trash dumpster was taken to a landfill from our facility. It’s been amazing.” Officials at Purdy have also found uses for company products that, after being manufactured, do not satisfy Purdy’s standards. In the past, those items may have been thrown away. “If they are paintbrushes, for example, and still functional, they are donated to Habitat for Humanity, local charities or trade schools,” McKinney said. “That is a great way to give back to the community, and reduce the carbon footprint at the same time.” After McKinney’s roundtable presentation, one participant said he has noticed more customers asking such questions as: “Where are your raw materials coming from? What are your suppliers’ CO2 measurements? What is your own company doing to measure its CO2 emissions?” McKinney added: “We make it a point to tell people that (Purdy) is ‘zero to landfill.’ We also use a lighting system that turns lights off when there is nobody in a particular area.

“It’s common for companies, such as manufacturers, to focus on making products faster and more efficiently, but it’s also important to budget for such things as modern lighting and proper insulation at facilities.” PG 61
