his month we’ve been thinking about motivation. And more importantly, what it takes for us to do a good job and how to pass that enthusiasm for work onto someone else. Summer is a particularly tough time for employers because the population as a whole is so busy looking forward to jetting off abroad, picnics, Bank Holidays (or basically anything that isn’t to do with work) that it’s very easy for everyone to become side tracked. So with this in mind, we asked some of the most successful salon owners in the industry for ideas on how they keep their team hard at work. We were impressed with the range of lengths employers are prepared to go to make their team feel valued and appreciated. And it’s clear that there are great ways to keep your staff on the ball all year round – all it takes a bit of time and commitment. The Salon Magazine columnist Stuart Holmes echoed a similar sentiment in his piece this month, where he discusses ways to inspire creativity within your team. Barrie Stephen’s art team styles hair for Queen’s Diamond Jubilee tour catwalk show

T

he newly formed art team for Barrie Stephen Hair helped kick off The Queen’s Diamond Jubilee tour last month by styling the models for a royal catwalk show at Leicester’s De Montford University. Attended by HRH the Queen and the Duchess of Cambridge, five stylists from across the Leicestershirebased salon group created vintage up-dos that complemented the designs of the chosen students that showcased their work for the first part of the tour. Led by artistic director Neil Smith, the team included Raj Sethi, Kelly Grundy, Sam Oxford and Jadie Simpson with supporting trainees Joe Davies and Annie Morelli. The group was in charge of 16 models and worked from the early hours of the morning to ensure the hair was fit

for a Queen by the show’s call time. De Montford University is renowned globally for its fashion courses and chooses to partner with Barrie Stephen Hair each year for the hairstyling of its graduate catwalk shows in Leicester and London. This one-off presentation in honour of the Diamond Jubilee celebrations saw a mixture of different clothing ranging from delicate metal and feather decorated dresses to brightly coloured prints, African themed outfits and Moroccan inspired wollen knitwear. “Working backstage at fashion shows is always an amazing experience because it’s fast paced and creative,” says Neil Smith. “But this particular show was even more exciting than normal. Knowing the Queen and Kate would see our hair work was hugely motivating and exciting

and we’re very proud to have been a part of the royal occasion. It was even more of a special time because Leicester was chosen as the first destination on the Jubilee tour – so with this as the first event, we really kicked off the celebrations.” HRH the Queen, Prince Philip and The Duchess of Cambridge travelled to the vibrant city last month to begin a fourmonth tour. Throughout the day they watched the fashion show, attended a service at Leicester Cathedral and unveiled a plaque in the city centre. The new art team will be the face of Barrie Stephen Hair at events this year including the De Montford University graduate summer shows, Pride in the Park and the Summer Sundae music festival.

INDUSTRY UPDATE Salon owners urged to recycle as research uncovers ugly truth behind industry’s waste disposal habits The organisers behind green campaign Beauty Recycled are urging salon owners to rethink their waste disposal. Researchers found that 70 per cent of salons and spas in the Birmingham area are throwing glass, card and paper away with the rest of their non-recyclable waste. Meanwhile, other figures show that an estimated 43 million litres of recyclable waste is making its way from salons straight to the landfill – which, according to expects, could be full by 2016. The organisers say that even those that do recycle admit to taking their waste to public banks – which is against the rules of many council constituencies. Louisa Berger, owner of Utopia in Birmingham, comments: “It’s very important that everyone recycles but not just at home as business have a responsibility too. However, I feel there is not a lot of support to do so and that it’s really called for within the industry.” Beauty Recycled is a non-profit campaign set up by a group of beauty therapists in the Midlands. Salon owners wanting to join the campaign should visit Beautyrecycled.org to request a ‘pink to green’ pack with information on how to recycle their salon waste.

Industry icon George Hammer appointed as chairman for Habia Skills Academy

Hair and beauty pioneer George Hammer has been appointed as chairman for the Habia Skills Academy (HSA). He will lead a steering group made up of key industry figures for the initiative, which includes Grafton International’s Jon Hardwick, Debbie Dixon of Sassoons and Habia chairman Suki Kalirai. The HSA’s main aim is to provide a central hub for training in the hair and beauty sector and plans include creating a network of centres of expertise across the UK. The virtual academy will also offer information about training online as well as aiming to fill the gaps in education across the entire hair and beauty sector. Hammer comments: “With the focus clearly on education and training – subjects I am passionate about – I believe that the HSA will make a real and lasting contribution to the future success of our industry. The steering group members and I will be putting forth the case at every opportunity that everyone in the hair and beauty sector should play their part in the HSA, get involved, and help us all work together to put skills training at the very top of the agenda.”

Taking inspiration from the courses they’d undertaken, each young hairdresser created a colour story and presented it on live models on stage. The evening also included two demonstrations from Mark Creed and Chris Williams of Rush followed by an open interview with leading colourist Daniel Galvin OBE. The team from Aberdeen’s Ishoka Hairdressing and Beauty marked the salon group’s 25-year anniversary with a red carpet awards ceremony. Held at its local Cults Hotel, artistic director Philip Bell paid tribute to staff with awards, cocktails and a party. The winners included Diane Buchan and Irene Riddoch for Longest Serving Members of the Team who have both worked for the group for over 17 years. Marc Westerman and Steve Rowbottom, directors of North England’s Westrow hairdressing group, celebrated 25 years in business last month with a celebratory party. More than 300 people attended the event, held in Leeds, for champagne, canapés, a retrospective of the brand’s success and an insight into its future plans and academy launch. Devise some shrewd pedicure promotions this summer and wait for the stampede

T

he humble pedicure has become summer’s hottest beauty treatment. Its affordable price tag and instant longlasting results have earned the service an army of fans that book in as soon as the weather heats up. And any salon not taking advantage of its clear potential are certainly missing a trick. “Where foot care was once seen as purely functional and too often neglected in favour of the face or body, it’s now an absolute necessity and a vital part of a salon’s business,” says Annette FoleyCraigen, founder of British brand B-Line. “Foot care is an integral part of the beauty regime for clients who understand that looking after their feet is an investment in their personal health and wellbeing.” Fashion has also played its part in turning the pedicure, for many, from a coveted service into an essential one. With the trend for women spending hundreds of pounds on shoes, investing in having pretty feet to put them in is a small price to pay. Moreover, with the increasing demand for ‘it’ polishes and nail art, more and more fashion trends are translating directly from the catwalk onto the toes. Chanel – which has been the trendsetter when it comes to what’s hot in nails – recently offered fashion and beauty journalists sandals with matching toe colour. So you know that the ‘fashion pedicure’ is undoubtedly a trend to watch. The rising popularity of ‘everlasting’ polish has also made pedicures all the more desirable. PEDICURES Standing out

With so many options available on today’s market, it can be difficult to weed out the types of pedicure to offer your clients. But according to the experts, improving the aesthetics of the feet is the most important aspect to consider when masterminding your menu while offering an outstanding experience comes in at a close second. So for today’s clients, blending pampering and results should be at the forefront of your treatment’s delivery. Sam Watkinson, director of education for Louella Belle, says: “Offer clients a thorough treatment, removing the hard skin, providing a good firm massage and creating neat long lasting, well-polished nails to show off in their sandals.” And for added value, she suggests offering a ‘free leg massage’ or ‘free paraffin soak’ to “add to the experience.” Offering a selection of services is also important to ensure you appeal to as many clients as possible. The experts agree that three to four different types of pedicure is a good number for any menu – “Any more can be confusing for the client and complicate the treatment menu,” says Georgie Smedley, director of Nail Harmony UK. Consider including a range of price points and time scales such as a basic ‘shape and paint’ pedicure through to a deluxe version encompassing masks and paraffin wax treatments. “It’s important to offer options to suit all feet,” says Laura Hughes, education manager at Grafton International. “Some people get regular pedicures and may only need a top up. Others may have never had a pedicure before and need the work.” Meanwhile, for Watkinson, offering a service tailored to the individual’s needs is the best way to ensure optimum results. She says: “Once a client consultation has been completed don’t be afraid to recommend and prescribe the treatment you feel is required to improve the lower leg, skin and nails. Then put 100 per cent into each stage of the pedicure to make your client feel like that they’ve received value for money.” Hughes adds: “Always try to listen to the client. Every customer won’t require the same 40-minute pedicure – some will need more cuticle work, more rough skin removal or a relaxing massage; give them what they want and you’re guaranteed they will return.”

Ensuring all of your therapists and nail techs have received comprehensive pedicure training is paramount to ensure clients receive the best possible service. “I firmly believe the single most important thing is to educate and train therapists to help them become a passionate advocate of foot care – starting with the anatomy of the foot and the benefits of reflexology,” says Foley-Craigen. “They should understand the role of an effective pedicure as an holistic concept that appeals to many women today. If our feet hurt then we ache all over, the strain shows on the face and we can’t wait to kick off our shoes. It affects the posture, the way we walk and in extreme cases our attitude and behaviour towards others.”

Once you have your pedicure menu in place, running a promotional strategy is a must to spread the word and boost bookings. In today’s fast-paced world, thinking outside of the box is the best way to stand out from the crowd. And now, thanks to the popularity of social media, it’s never been easier – or cheaper – to reach a wide audience. Anna Kary, marketing manager for Louella Belle, suggests joining forces with a local independent retailer for a dual promotion. “Run a competition for anyone who has a pedicure at the salon to win a pair of summer shoes,” she says. “You can provide a deluxe pedicure prize voucher to the shoe shop’s customers in return.” Smedley, meanwhile, suggests offering regular manicure clients a one-off half price pedicure as “once they’ve experienced it, they’ll be hooked.” The expert also suggests promoting pedicures through visuals in the salon and on each team member’s toes to “show off just how amazing they can look.” And don’t forget to encourage your team to retail – it can even create the same income as an additional pedicurist. “Retail nail polishes, long-lasting top coats, foot scrubs, foot files and foot creams so clients can maintain their feet between salon visits,” recommends Kary. “Encourage staff to give their customers tangible reasons to buy retail product.” So whatever you do this summer, put your best foot forward and make sure pedicures are on the menu. Phorest’s Sue Woodall believes that holding frequent ‘team talks’ is a great way to maximise the entire business’s potential. “There’s no better thing to do on a quiet day or time in the business than to gather all your staff together,” she says. “Delegate one of your staff to organise a morning or an afternoon for a staff inspiration meeting. It will work wonders. But here’s the thing: you need to be inspiring. So put away any doubts and lead the way.”

Your stylists and therapists are client facing every day so they know what your customers want; listen to their ideas and take them on board. Sheona Forrest, business manager for Aveda Lifestyle Salon James Dun’s House says: “To motivate your team you need to communicate and include them in your decision making. In our experience, if we haven’t had people on board, then any initiative we’ve come up with has been a non-starter. Even leaving some of the smaller final details for the team to decide on can be a highly effective motivator.”

Meanwhile, according to Sean Hanna, founder of the eponymous salon group, exposing key team members to personal development courses can pay huge dividends. He says: “Teaching people to set themselves challenging goals helps them become more confident and having better selfbelief makes them far more powerful and therefore influential in terms of driving the business forward. When people can see for themselves what is possible, they become so much more motivated.”

MAKE THEM FEEL VALUED It may sound obvious, but don’t ever under estimate the positive effects of just saying ‘thank you.’ As Woodall says: “Say thank you to your staff for their efforts last

year, and acknowledge their part in your business. It’s important to create a team feeling and show that, regardless of the good and bad times, they know they were part of it and you are glad they were. “Look back at the achievements

She says: “A motivated and rewarded team is an industrious and happy one with a positive approach and clients soon pick up on this positive vibe. Different individuals aspire and respond to different incentives, be it money, gifts or just simple recognition, so ringing the changes with rewards and making sure those who succeed are recognised is important. Rewards here range from bonuses to cameras, iPods and experience vouchers, but ultimately to a team holiday in the sun if we achieve hit targets for the year. This is something that the team really looks forward to and individual team members help one another to achieve their targets in order to achieve the ultimate goal.”

ENCOURAGE TEAM SPIRIT MAKE THEM FEEL AT HOME But according to salon salon owners, one of the best ways to make your team feel valued is to offer them home comforts at

work. As award winning salon owner Leo Bancroft points out: “It’s really important to remember that the salon should be just as welcoming to our team as it is to our clients. We have a great staff room where they can relax on their much deserved

And this in itself goes a long way to promoting a happy team.” Meanwhile, Ian Davies of Ocean Hairdressing adds: “We have a yoga instructor that visits the salon once a month. This is great for bringing the whole team together and motivating them as they have really noticed a difference in their posture and general well-being as a result of these sessions.”

BUT ALSO HEALTHY COMPETITIVENESS

While working together as a team is essential, according to Sally and Jamie Brooks of London’s Brooks and Brooks, a bit of competition among your stylists and therapists is healthy. “The trick is to get the team working with positive not negative competitiveness, which is where a smart business mind comes into play when you are employing new staff,” they say. “Your creativity and what you do is what attracts staff to you in the first place. And it attracts a certain type of staff hungry to be better and more successful. This in turn gives your team members who are competitive both creatively and on the salon floor.”

RECOGNISE THE BEST With this in mind, setting up your own company awards – however low key – can be a great way to promote healthy competitiveness. Faruk Mohammed from Hair by JFK is a great advocate of this tactic: “Our annual awards ceremonies are great for motivating the team,” he says. “Giving the team the recognition and rewards they deserve for their hard work is great for morale and gives everyone a new burst of enthusiasm for the year ahead.”

TREAT THEM AS INDIVIDUALS

While it’s important to instil team spirit, reminding your staff that your success is theirs too can be a great way to motivate hard work. “We encourage our staff to think of themselves as their own business,” says Gavin Hoare, salon manager at Chelsea’s Richard Ward Hair

and Metrospa. “We really try to push home the idea that each hairdresser or beautician is responsible for their own column, and at the end of the day, how busy they are will be financially beneficial to themselves.”

NEVER STOP TRAINING According to the experts, one of the best ways to keep your team motivated and happy is to offer Continuing Professional Development training. “Education and training is key in not only continually developing a strong team but also keeping them passionate and motivated about the career they’ve chosen,” says salon owner Paul Falltrick. “As a salon, we are huge on education and implement training sessions on a fortnightly basis. Alongside internal training I also look to outside parties to ensure the team is constantly learning. Basically keeping things fresh by ensuring

there’s always new things to learn and experience means the team is continually motivated and results in a happy, productive working environment.”

INSPIRE WITH CREATIVITY Finally, there’s nothing more inspirational than being in awe of someone else’s work; so make sure your staff are constantly nourished by exciting techniques and new discoveries. For Martin Crean at Mode, key trends and hot industry topics are great motivators: “I always encourage my team to be aware of what’s happening in the wider fashion world,” he says. “This helps to motivate the team as it means they are constantly inspired to be creative in the salon and experiment with new looks. We have an endless supply of magazines in the salon and we are forever talking about what current trends we like and what we don’t.”

Annet King, Dermalogica’s director of global education, reveals how to turn client flings into long-term relationships

hen you combine great products with great service you have the formula for the customer loyalty needed to succeed in today’s overcrowded marketplace. It sounds easy, yet so few businesses get it right. When pondering the success of competitors, we may wonder: ‘Is it the products they carry? Their location? Space? Service?’ But the fact is, it’s probably all of the above in combination. The bottom line for success in virtually any business is that great products or services alone are not enough. In highly interpersonal professions like the salon industry, employees with great attitude and great people skills are more important than the products.

Products, after all, are inanimate objects until they’re prescribed for your needs and you’re guided how to use them. Then, suddenly the product becomes an experience and takes on a whole new meaning. We do not need reminding that 2012 is a ‘new economy’. We are all more selective about where we spend our time and hardearned cash. The customer is king and we had better remember that when we deliver a service. Don’t think that they won’t up sticks and move to another salon if they don’t feel that every penny they’ve spend with you was worth it. The customers’ expectations not only have to be met, but exceeded. Sales and customer service versus the value or quality of the merchandise have

been part of the business landscape for a century or more. But much has changed over the past few decades – most dramatically with the revolution in online shopping, online bookings, DIY-access to consumer information and consumer feedback. Today, if we want to book a treatment, we may search for a local salon on our smart phone, book online, get a text confirmation and then receive our treatment. After which we can post our opinions online in an array of personal and public media, where potentially billions of people can read about our treatment. So what are your customers saying and writing about you? Never take your clients for granted. Remember that they’ve arranged their schedule and traveled to come and see

BUSINESS TIPS you. They’ve allocated time, put fuel in the car, parked and shown up. This represents a huge motivation. Are you equally motivated to deliver one ‘wow’ experience after another from the moment that they arrive through into the next day when you call them to follow up? The way you shape the experience of the guest is what determines value, even more than the professional grade products that you use in the treatment room and sell in the retail area. You create the value of the experience through the way you genuinely interact with the client. Gandhi once said: ‘Be the change you want to see in the world’ and that statement is so true. I would also add for any professional: ‘Be the brand.’ Your business is its own brand and must operate like its own nation of excellence in customer service, raising its flag against the onslaught of indifference, inconsistency and apathy, which too often accompanies the consumer experience. Sounds a little harsh? The reality is that 67 per cent of customers do not return due to an attitude of indifference from an employee. And what’s even worse is that you’ll never hear if they were unhappy

since 94 per cent will never tell you. So it’s in everyone’s interest to provide outstanding customer service. This creates loyalty and retention, encourages word of mouth referrals, makes your business stand out from the competition and ultimately creates success.

Brand power

Successful branding means that the entire team represents the brand values. Hopefully, these are built around what you’re going to do for the customer and are expressed in your company mission statement, influence your hiring process, are part of your culture and are written down in your customer ‘Golden Rule’ playbook. Last but not least, my personal area of obsession: training and practice. Your customer service culture does not happen by osmosis. You have to train your employees specifically on how you want clients to be treated. Then it becomes part of your daily practice and culture. The greatest brands create a feeling of intimacy with the client. This is what moves them from a ‘trademark,’ to a ‘trustmark,’ which is a trusted trademark. And then to a ‘lovemark’ – a brand the the

consumer will not cheat on because the love and loyalty are so strong. This means that, if you love ice cold Coke and none is offered, you will sip warm tap water rather than drink the competition. So what ‘wows’ or peak experiences do you provide that will help you gain ‘lovemark’ status? Think about wishing your client a ‘happy birthday’ with a simple small gift placed on the couch when they come for treatment or a fresh posy of flowers for when they check out. Calling, emailing, or texting with a “just thought of you” suggestion for a product, location for that statement necklace you knew they were searching for or new Yoga-Pilates studio recommendation. Establishing and maintaining this sort of feverish loyalty is increasingly difficult in an exploding marketplace, where competition has never been more sophisticated or more frenzied. Still, you have to make it happen. Every day, with every customer, be they a random walk-in, faithful regular, intermittent bargain hunter, annual gift certificate recipient, favourite, or not so much – every time. If you do not, you are losing valuable ground. And trust me… you cannot afford to do so.

Digging into demographics Social media expertValorie Reavis reveals how to utilise information on Facebook Insights to maximise the success of your online efforts

I

n caveman days, scent played a big part in who humans wound up with. But we’ve evolved since then, and most of us now prefer the latest perfume and/or cologne created by some celebrity. The principles of attraction have also evolved. They now include charming people online via networks such as Facebook. But without online olfactory aids available (not yet at least) to help you understand who’s attracted to your business page, you could be totally oblivious about who you’ve ended up with. Thankfully, Facebook has developed Insights to sniff out crucial details about anyone visiting your page. You can find these demographics stats in your Facebook Insights section while logged in as an administrator on your page. The section covering demographics of people connected to your page is called ‘Likes’, meaning that those included have all ‘liked’ your page at some point. The first section is split up, giving you the basic information about the people who have ‘liked’ your page. The top area shows the male/female ratio and breaks it down by age group. You can see the overall gender split on the left-hand side and then you can see the age group breakdown for gender in each column. Below this area you’ll see the location of the users that have ‘liked’ your page. For a local business, like a salon or spa, this section is crucial for understanding the potential revenue to be made from

your efforts on Facebook. If large portions of your ‘likes’ are coming from outside your serviced area, then you may not be attracting enough local people to your page. For example, promoting an event or in-salon special will be lukewarm at best if only 20 per cent of your fans live close enough to take you up on it. Finally, on the far right side of this section, you’ll see the language they speak. This can be important for some businesses if you live in a bi-lingual area. But don’t be worried when you see some that speak ‘Pirate’ as that is a legitimate language according to Facebook. This Insights section covering demographics brings a lot to the table when it comes to understanding what the site can do for your business. It may be helpful to run a demographics report in your point-of-sale software to brainstorm the types of clients that currently come into your business. You could maybe even run a report on your big spenders to prioritise these client persona types based on who’s bringing in the dough to your business. If your Facebook demographics don’t match these VIP client personas, then you need to re-think your efforts on building your ‘like’ numbers. ne trick that many Facebook marketers do is play around in the advertising area to see what people are into. This is a bit tedious, but it allows you to test what people who are connected to your page like, or they’re talking about. Here’s how: When logged into your page as an administrator, go to Facebook.com/ads and select ‘Create Ad’. Facebook ads are broken into three areas: ad creative, ad targeting and ad bidding. Skip the top part on creatives and go to the targeting area. In the ‘Connected to’ section, type in the name of your page. This narrows down the users to only those that ‘like’ your page. Start playing around with the categories of interests under broad match to see what your fans are into. For example, select ‘Activities’ and then select ‘Cooking’ to see how many of your fans like ‘Cooking’. If it’s a lot, then maybe you start including some recipes in your updates. Stuart Holmes reveals the importance of inspiring creativity for a successful salon team

“H

airdressing is an art and all artists need to be inspired, nurtured and supported. Creatives are often given bad press; we can be described as moody, wilful, unpredictable and sensitive. I’m not going to deny that sometimes we do act in this way, but it’s usually because our talents aren’t being supported or recognised. I’ve found that if I’m to get the best out of my creative team, I need to do various things to make them feel appreciated and motivated. I’m lucky - they work brilliantly together as a whole and also individually. But without a certain amount of stimulation and inspiration, everyone can stagnate and become demoralised. So over the years we’ve come up with a few different ways to keep that spark alive and it seems to be working. “One of the best ways to get the artistic juices flowing is to stimulate your stylists by seeing what’s out there. We hold regular trend meetings where everyone is encouraged to contribute and people bring in a picture of a style they’ve seen that speaks to them. Or they may even create something on the spot that they’ve been practicing. I’ll often contribute with a picture that’s caught my eye for both the wrong and the right reasons. These meetings are always really informal and relaxed so that everyone feels secure enough to make a contribution. There’s no bigger dampener of the creative flow than that of dismissal or criticism. “These trend meetings also inspired something that we now use in the salon with our clients. We call it the ‘look book’. It started out with the cuttings from our trend meetings and now we use it in the salon to inspire our clients. It’s all very

well flicking through the normal fashion magazines, but we’ve found that the look book gets a much better response as the stylists have engaged with it more. “I also hold a creative masterclass with our team every six weeks. The subjects for this vary, but always concentrate on a creative theme that quite often the staff have come up with. Our last one was on colour trends and our next one is on translating couture looks to everyday wearability. “I always encourage the team to enter industry competitions and this year has been incredibly successful so far. It benefits the salon as every competition stirs up the passion that the stylist feels for their profession and it also benefits the rest of the team as any new tips are always shared. “One of the year’s highlights is an insalon competition we hold called ‘Set the trend’ where everyone is encouraged to

enter from assistant up to director level. The competition is all about interpreting future trends within the industry. Each entrant carries out the entire process themselves – from choosing the model to styling the clothes, instructing the make-up artist and creating the final look. They then present their model to a panel of judges explaining their choices. We always run the competition just before the Christmas rush starts and it serves to get everyone through the crazy month ahead. It’s my favourite time of the year and I am always bowled over by the talent and imagination. “I consider myself lucky to have worked at the cutting edge of fashion and I understand that this kind of work, although very demanding, can sometimes be one of the most inspiring things for a hairdresser. With this in mind, I always try to take at least two members of staff with me when I go on a shoot or help behind the scenes at a fashion show. It’s a thrilling side to our industry that not everyone gets the chance to experience and it’s very important that I can expand my staff’s horizons. Moreover we also visit London every year for just this reason, to show them what is out there and what is possible. “One of my favourite sayings is from an American journalist Bill Moyers: ‘Creativity is piercing the mundane to find the marvelous.’ And I think that says it all.” Stuart Holmes has over 23 years’ experience in hairdressing and runs the multi-award winning Stuart Holmes Hair and Beauty Spa in Cheltenham with his wife Sara. He has worked at the cutting edge of fashion styling BAFTA, Oscar and Brit Award nominees as well as working on music videos, commissions for model agencies and as an image consultant for major record labels.
