Let’s give Stan a break this month and revisit an article from Linked In, in the Truss, Panel, and Building Components group. It is still relevant today.

Remember team or school pride? Are companies missing the boat?

If you played team sports in High School or College, you know that pride was a tool the coach used to build team cohesion and school spirit. Pride in what you do, who you do it for, and for people in the same organization builds respect, strengthens teamwork, and creates loyalty. Pride gives us a tangible benefit that is hard to give up. Having said that, I see more and more candidates who are not disgruntled by low pay, lack of benefits, or limited advancement opportunities, but that they feel unimportant to their company as an individual. They do not see management or fellow employees as part of their success. That there is no recognition or pride when it comes to their job is pushing them to leave and makes their departure easier. Sure, times are tight and money is limited, but that is my point. Instilling pride starts with management setting goals, values, and expectations. Igniting pride takes recognition from management when goals are met. Keeping pride in your organization has to be a part of daily culture, but does not require money. I would argue the opposite. When employees have pride, they work harder, stay longer, and produce more. They are less likely to leave for a small increase in pay or watch the clock and beat the buzzer out the door. Does your organization instill pride or use money as the primary tool to motivate? Did pride go out the window with the economy. What works and doesn’t work? Fast forward to today, this is still an issue candidates bring up more than any other reason for why they are looking for a job. With the economy recovering in most areas, Truss Designer wages are back to 2006-2007 levels and climbing. The race is on to see how much an employer will pay to get someone to make a move. It seems to be the panacea of solutions, but while winning the salary wars bid may bring someone to your company, what will keep them there? More money? No..... At least not in the long run. I may love a big recruiting fee, but it is not as satisfying as seeing an update on Linkedin from a candidate who is celebrating an anniversary with a company I placed them with. I’ve seen anything from the first year up to 20 years. That gives me a great deal of satisfaction and pride to know that I helped make that happen. Sure, it doesn’t pay the bills or buy a new car, but it’s part of what makes me want to keep doing it. On the other hand, I have mixed emotions when I see someone I placed has taken a new job at a different company. I always try to find out why, and it may surprise you that it isn’t usually money. The top reasons are that they are unhappy with the culture at the company, management decisions, and how they feel as an employee. Especially when it is a move within a year or two as it is almost never about money. They are disappointed in the company and sometimes in me as the person who put them in that situation. While I hope they found a better job, I am disappointed that they had to take that step, disrupting their lives and costing the company money. What a lost opportunity... OK, not every candidate can live up to expectations at a new job, but when a company loses people on a constant basis for the same reasons, it’s time to figure out why and do something about it. Do a better job of hiring, training, motivating, and rewarding your employees and don’t always stop with compensation. They are not a commodity, unless you are only playing the salary game... Adverti$er The Number One Obstacle for Implementing Positive Changes in Your Company YOU SAW IT IN THE

So many leaders say that they are open to making positive changes in their company, but the truth is that most are deceiving themselves. There are numerous reasons why many organizations cannot make changes, but few people understand the barriers that prevent the actual implementation of positive changes. In this newsletter I have presented a list of the nine most common roadblocks for implementing changes. I wish to explain why so many of us have these obstacles that prevent us from implementing positive changes. Let us view the roadblocks in order of least to most egregious. There is a number one obstacle that overrides all others, which is causing us to fail to see things as they really are and it is important to understand how it can prevent a company or an individual from achieving positive change. There are simple barriers that people often use to talk themselves out of making changes. (9) Not wanting to actually perform at a higher level of productivity. Some people believe that their current productivity is good enough and that they do not have any desire to perform at a higher level. Another (8) only wants other people to change because they only see others as needing to make changes. It is easy for them to see other people as needing to make changes but be blind to their own situation. (7) Fear of the unknown prevents us making a change mostly because we know what the current practices are producing. But to change to a different method might result in failure. Nobody wants to be perceived as failing. Now we are getting to the mid-level roadblocks that cause greater obstacles for implementing changes. (6) Many complain that they do not have the time to make changes. The reason for this is that they have failed to implement proper system processes such as planning, preparation, prevention and of course professional knowledge building. Because they fail to do all of this they are always consumed with reactive behavior instead of proactive behavior (See Steven Covey, “7 Habits of Highly Effective People” for more about time management). Number (5) is that most would make changes if they were shown how to do the task differently. They simply do not know how to make changes and are waiting to be shown differently. In other words, if your people are not making changes you haven’t taken the time to show them how to actually make the changes you want them to. Change (4) requires effort, so some people will put the implementation of change off indefinitely. They will tell everyone that they are overwhelmed with their current task and cannot take the time to make changes. The last three barriers are the ones that are the hardest to overcome when advocating for change. (3) Protecting one’s perceived power because the changes needed may require responsibility shifts and realignment. Therefor people will view the changes as a threat to their area of influence and will resist changes without regard for any other consideration. They view some of the changes similarly to how one would perceive a demotion. The next roadblock to change I once believed was the most serious one, but I was mistaken. It is actually number (2) and that is failed leadership. Real positive changes come from the top down in all organizations. Anyone trying to make changes in an organization, if he or she does not have the authority, will be undermined by those who do have the authority, as stated in the problem of protecting one’s perceived power. So for all of you out there frustrated with making changes within your company, remember, real changes come from the top down. To explain the number one problem for implementing changes I wish to quote a well-known psychological trait of human behavior. According to psychology studies, “Modern cognitive theory states that people tend to perceive reality in light of pre-existing expectations and will ignore large amounts of contrary data before finally changing their minds.” So in other words, we perceive the world the way we want to no matter the evidence showing it differently. Why is this so often the case? It is quite simple really, but hard to overcome. In one word (1) it is pride. I can tell you from experience that I have seen the results, time after time, and that making positive changes garners significant net profit gains that many are simply blind to. Had they implemented the changes without an outsider making the suggestions, they would indeed have gotten the same results, but they had roadblocks of simply not knowing and/or pride that prevented them from admitting to the changes that were needed. So you should be asking yourself, “How much is my pride blinding me from viewing my area of responsibility? Is it preventing me from implementing changes that would meet today’s challenges? Mainstream news developments once again overshadowed North American lumber and panel trading this week as the entire nation of Canada was shocked when a lunatic tried to shoot up the Parliament buildings in Ottawa, ON, Wednesday. Conspiracy theories and fears of terrorism abounded until it was discovered he was a well-known crack user in Vancouver, BC’s, rough downtown eastside area. Despite this drama, prices of most solid wood commodities were generally sideways, according to weekly building materials price newsletter Madison’s Lumber Reporter (http://www.madisonsreport.com). Benchmark dimension lumber item Western Spruce-Pine-Fir KD 2x4 #2&Btr, having waffled by several dollars over the past few weeks, lost $4, or 1.1 per cent, from last week to settle at US$350 mfbm (net FOB mill). This is $2 less than one-month-ago and a $14, or 3.8 per cent, drop over the same time

last year. Specialty items like studs and Douglas fir green also lost a little bit of ground, while more tightly-traded panel products actually enjoyed two weeks of gains. Steadfast panel commodity Canadian softwood plywood 3/8” Toronto popped another $1, after last week’s $8 gain, to C$462 msf while the more glamorous oriented strand board 7/16” Toronto gained another $2 after last week’s $10 surge, to C$230 msf (both net FOB mill). Traders of most construction framing lumber items in Canada and the US this week described the market as muted. Sales volumes have been quite stable over the past few weeks despite some uncertainty over macroeconomic and social issues. Field inventories remain extremely low as skittish customers continue to ask for extremely specified loads, repeatedly driving producers mad with these picky demands. The only solace for manufacturers is that buyers must return to the table again and again to make small orders. Sawmill order files remain encouraging: out at least two weeks with most operators. Dreary winter weather is just around the corner, likely hampering timber harvesting in the north and west. As well, commercial items destined for retailers’ Christmas sales shelves will soon start to take precious rail car and truck space, an annual occurrence for the forest products industry.

The Lumber Market's Pricing Matrix

We Have Arrived At the Intersection

If you have heard me say it once, it is probably starting to get on your nerves. Such is the fate of one who repeats himself...often, eh? Lumber prices rise and fall based upon buying in relation to production; not demand. Buying, or not buying, precedes demand, or lack of demand. Below is a matrix, of sorts, that illustrates the concept of what makes lumber prices rise and fall. • Under bought + under produced = strong firming. • Over bought + over produced = strong weakening. • Under bought + over produced = moderate firming. • Over bought + under produced = moderate weakening. The Forecasted Decision Points illustrate when each of these conditions will most likely occur. The primary influence on the matrix is preparatory buying for new single and multi-family framing lumber deliveries in relation to sawmill production. The primary influence on jobsite deliveries and sawmill production is weather, specifically the amount of daylight in a day and ground conditions (wet or frozen).

Here we are at the seasonal FDP reversal low. From here the forecast suggests a rising market into late mid-late March. Why? Daylight savings time ends in ten days. The window of early evening daylight hours is closing and will slam shut Saturday night at midnight, November 2. The following Monday, there will be one hour less each day to bang nails and set trusses...and days are getting shorter. That also means less time to drag logs to the sawmills. Lumber buyers anticipated these shorter days by reducing inventory. To begin October, the lumber market was under bought, which means prospective buyers had emptier sheds and more cash and credit line available. That is powerful driver of market reversal lows...a place to put the product and money to pay for it. This is the time of year when those two components are in harmony. Another significant factor is price, or perception of value. OSB and 2x10's are good values for long term investment. However, the market is not afraid of $400 2x4, 2x6 and 2x8 (FOB mill). SYP buyers have been braced for $500 2x4's for two years. Price objections are minimal. Credit and cash is plentiful. There is room in the sheds.

Use Your Head, Wear Your Hard Hat Your head is the most important part of your body. You think, feel, talk, smell, and hear with your head. Therefore, it makes sense that you should protect your head from any injury. Wearing a hard hat is the first line of defense against head injuries on the job. A hard hat can protect your head against the hazard of falling material and guard against accidental bumping. The hard hat softens any blow to the head. It resists and deflects the blow and distributes the impact over a large area. The hat’s suspension acts as a shock absorber. Even if the hat dents or shatters, it still takes some of the force out of the blow and off your head. It can also shield your scalp, face, neck, and shoulders against spills or splashes. Choose the hard hat most suitable for the work being performed and only wear approved hard hats manufactured to meet required standards. These are made to give your head maximum protection. Make sure your hat fits correctly. Hats that fit right provide you with the most comfort and protection. The ability of a hard hat to protect a worker depends on the shock absorbing space between the shell and head by the suspension provided. Therefore, it is important that sweat bands and suspension straps by properly adjusted to obtain the maximum protection. Sunlight and heat can rot the sweatband and straps, so don’t leave your hard hat on the window ledge of your car. Take good care of your hard hat. Don’t drop it, throw it or drill holes in it. Inspect your hard hat every day for cracks, gouges, and frays or breaks in the straps. Colors can be used to identify different crafts and supervisory personnel, and should be encouraged and given consideration when purchasing such equipment. All levels of supervision should set the example by wearing hard hats. Observe and comply with "Hard Hat Area” sites. Remember! A hard hat is a status symbol; it identifies a safe worker, one who believes in and practices safety.
