RETAIL INSIGHT

The Seven Retail Challenges

Facing Retail Industry By: Jasper Ouma – DMS Ltd - Trainer INTRODUCTION Retail Industry being fast paced and dynamic face real issues which determine the overall performance, continuity and growth, both in the short and long term operating periods. Mainly there are two major components of Retail and that is PEOPLE and PRODUCT, every other activity complements or provides support for these to function. People is both staff and consumers. For staff, the Industry need to put an end to very high sometime inconvenient turnover, the perception that Retail is a dead end in terms of career development, and that Retail is simply a stop gap as you wait for a better opportunity. So what are some of the primary initiatives needed to move this industry to the next level? RETAIL CHALLENGE 1: HOW DO YOU ENGAGE, RETAIN AND GROW TALENT Retail Industry is in an employee engagement crisis with the major comment coming from staff being “Lack of Motivation” and from employers “Lack of Commitment”. The philosophy has been, we do not have enough staff, go out and employ. To the Employer, they are looking to ways of minimizing expenses and the easy target is wages and because the unemployment rate is very high, labour is always available. However, what is the quality of this labour?

needs to be Cost Effective, practical and realistic. Current methods are timeconsuming, instructor led training with instructional videos and sometimes a copy paste outdated employee handbooks. Many times managers have to leave place of work to go out for an external training that is usually forgotten the instant they come back.

Suggestion; It is time to come up with a well worked out engagement strategy that plans out the career growth path for the new person you are engaging. Pay the right wages, but retain and grow talent. RETAIL CHALLENGE 2: HOW DO YOU MAKE RETAIL TRAINING MORE EFFICIENT? Training is indeed fundamental to staff and owners in Retail Industry, but it

6

INSIGHT RETAIL # 21 APRIL - JUNE 2019

Suggestion: Design an appropriate internal and transparent learning system and make it available and accessible to all staff. Let it become a known policy that for one to move from one grade to another, they must have experienced and qualified from a specific training. Of course get your job grading right in the first place.

RETAIL INSIGHT

RETAIL CHALLENGE 3: HOW DO YOU KEEP UP WITH THE EVER-CHANGING DEMANDS OF YOUR CUSTOMERS? It is a known fact that customers change their preferences very fast, sometimes even within the outlet. A customer comes with a very well laid out shopping list but by the time they are exiting, that list becomes a scrap of paper. For Retail to thrive, it must quickly adapt to these trends, understand and deal with consumer shopping habits and be conversant with global events that influence the local shoppers. Suggestion: Develop a self – regulating performance checklist on sensitive areas like customer service, led by your champions who will quickly equip staff with necessary skills to defuse emerging challenges. RETAIL CHALLENGE 4: HOW DO YOU STOP PEOPLE THINKING THAT RETAIL IS A DEAD-END JOB? Many retail jobs are entry level with no high level skill requirement, open to all people from all walks of life, with absolutely no influence from other employers, brimming with potential for you to unlock. However, the priority of the employer is usually to get the person immediately productive, ready as soon as possible and deployed. Usually, they are not taken through a professional induction that would make them buy in right from inception. Suggestion: Design a professional induction programme where you will take your new staff through the processes and at the same time highlight the career opportunities on offer. In addition provide learning material for those that are interested, test them periodically and upgrade as the need arises. Finally, make staff development a KPI (key performance indicator) to ensure your managers take keen interest on the employee’s future. RETAIL CHALLENGE 5: HOW DO YOU REAP THE BENEFITS OF A SEASONAL/CASUAL WORKER? Casual/Seasonal worker are necessary in the world of retail as most companies make more than half the annual sales in the three months before Christmas. During such periods, it is impossible to serve customers with the normal labour

force and the Retailer has to engage extra force on a temporary basis. The time here is so limited that it might be impossible to fully induct such staff into your system which creates a ripple effect – customers suffer and the casuals find themselves isolated from the regular team. Sometimes Retailers even offer different wages to these casuals, which may lead to discontent among the employees. Suggestion: Develop an interesting onboarding experience for these staff, make it enjoyable and personal. You could even encourage them to get interested in your usual learning programme for the other staff. RETAIL CHALLENGE 6: HOW DO YOU NURTURE CREATIVITY? Constant innovations is required to improve the customer experience and stay ahead of your competitors. Your best

RETAIL CHALLENGE 7: HOW DO YOU PREPARE FOR THE FUTURE? It is a fact that retail industry is in a constant state of evolution and people (staff and customers) must be prepared for the future. Technology is spearheading change and staff need to keep abreast of the latest trends. Online shopping is on the verge of domination, so what do such developments mean to you and your staff? Suggestion: You should not fear the future, it is full of opportunities, but your staff need to know this from you not from the world. CONCLUSION 1. Take care of your People issue as a foundation for all the other functions of retail 2. Let your people see career in your Retail Outlet

drivers of this would be Retail Champions that are on the frontline and daily interact with customers gauging their needs. Of course Retail by nature being profit driven usually do not encourage creativity.

3. Develop ownership from your people 4. Institute trainings that have relevance to your outlet 5. Remove fear from yourself and your staff

Suggestion: You need to set about creating a work environment where ideas are encouraged and developed, otherwise your everydayness will not attract new customers.
