Top Denver area employers embrace remote work and hybrid schedules

Employees working from home or on hybrid schedules combining office and remote work is likely here to stay

WFH Research, a data collection project, revealed that workers completed six times more work remotely in January than during the same month three years ago

The transition to remote work at the pandemic’s beginning was

a seismic cultural shift for many businesses.

But for a few, it was work as usual

HRMS, a Boulder-based company that provides a suite of software applications to manage human resources and related processes, has never had a traditional office.

“Since our inception in 2003 HRMS has had a 100% remote workforce,” says Sandi Mundt, HRMS marketing vice president

“We have never had a brick-andmortar presence, and we see no reason or plans to change this business model and strategy going forward.”

Creating hybrid workspaces

Most employers have reopened their offices even though few require employees to work in them full-time.

Todd Narlinger, owner and founder of Madison & Co. Properties, says most of his real estate

company staff is back in the office but can work from home as needed.

“I 1,000% believe in the ‘we’ vs. ‘me’ concept,” he says “Together, WE can always do better.”

Many companies let employees decide whether to work remotely or in the office.

Renae Souza, senior vice president of people and culture for mortgage company New American Funding, says it offers a blended approach.

Remote“Some employees work full-time in the office, some are entirely remote, and we have a large population participating in a hybrid model,” Souza says.

Boutique real estate firm West + Main prides itself on the company’s flexibility.

“West + Main has been able to navigate the changing atmosphere of offices and workspace really easily, because of the way my co-founder, Madeline Linder, and I set up operations from the beginning,” says Stacie Staub with West + Main.

“Our vision of storefront, boutique-style locations with fluid open floor plans and no dedicated desks allows every member of the company to use the spaces in the way that best suits their needs.”

Josh Deakin, Fidelity’s Denver general manager, says employees must spend five days per month in the office, but the rest of the time can work there or from home.

“Most of our employees are working from home or in hybrid environments, with some days in the office; it’s really all about flexibility for our employees while still meeting the needs of customers,” he says.

Some employees enjoy the opportunity to work in an office.

“What’s interesting is that some employees are going into a local office that may not have anyone working in their same function, but they seek the opportunity to engage with their coworkers and experience our incredible culture in-person,” he says.

Reducing office footprint?

Many employers have no plans to reduce their office space.

“In Denver specifically, we have not reduced our office space,” Clawson says.

“We continually work to ensure

our real estate footprint aligns with our business goals and work location strategies. We’ll continue to evaluate how office utilization impacts our real estate footprint and make decisions in the best interest of our people and optimizing our portfolio.”

Narlinger plans to keep his existing office space now but may consider reducing the company’s footprint in the future

Deakin says despite letting employees primarily work from home, they have no plans to cut office space.

“We feel like our current footprint right for the number of employees.”

Top health care employers battle burnout, turnover

The Great Resignation hit the health care industry hard, with an estimated 20% of its workforce leaving in the past three years.

Comparing health care employee satisfaction to 27 other industries, a January Qualtrics report showed health care jobs ranked last. The survey also revealed four in 10 workers considered quitting.

Suzanne Kelley, human re-

sources vice president for HCA Healthcare and HealthONE, said the company is leading the industry in addressing these challenges.

“Now more than ever, we are committed to meaningful workforce development through invest-

ment in training, retention and policy legislation,” Kelley says.

Kelley says the number of nurses leaving the workforce each year has doubled from 40,000 to 80,000 annually in the last decade.

Preventing burnout is a challenge, says David Moeai, Brighton Hospice-Denver administrator That’s why the company works to maintain reasonable caseloads to protect employees physically and mentally.

“One of the biggest challenges that we face is caregiver burnout. Three years of pandemic conditions coupled with our current health care worker shortage has made for difficult working conditions,” he says.

“Even the best care providers can struggle tremendously if they don’t have ample time to do the work for which they’ve been trained,” he says.

Most of Brighton’s employees say their caseloads are lower with the company.

“With our Brighton model they see fewer patients, more of-

ten, and have more time to collaborate with their care teams and community healthcare partners,” he says.

The company provides access to counseling and other professional resources through its Employee Assistance Program

“We also have a full-time bereavement coordinator that offers her services regularly to members of our team that are experiencing emotional or mental hardship.”

Coping with challenges of the pandemic and its aftermath

The pandemic added new pressures to an already challenging business

Jeanine Lally and her husband Thomas started Bloom Healthcare 22 years ago to provide hands-on care in assisted living centers and private homes to help patients age in place.

The pandemic hit their clients hard, and the company quickly pivoted to provide telehealth services

could continue to see patients as needed.

Because infection control has always been part of the company’s protocol for working with vulnerable patients, the company had a good supply of personal protective equipment to keep its team members safe.

While Bloom Healthcare hasn’t struggled with staffing, many partner organizations do.

“That makes what we do even more important,” Lally says.

In addition to keeping their employees safe physically, Bloom Healthcare also worked to protect their mental health.

They started sending care

packages and scheduled virtual parties and meetups. The company also worked with an online therapy group to provide grief counseling.

“Our patients were hit hard early in the pandemic and we lost some of them,” Lally says “We tried to circle the wagons and give our people what they needed when they needed it ”

Serving more clients with acute needs

The AllHealth Network provides behavioral health care services to more than 18,000 children, adults, and seniors. Its services include counseling, psychiatry, crisis services, substance abuse treatment, adult acute treatment unit, criminal justice system services, vocational and social rehabilitation, and school-

based services.

When the pandemic hit, AllHealth quickly transitioned from face-to-face counseling to telehealth, says Bill Hendricks, president and CEO

“Before the pandemic there was resistance to telehealth services and ther was a long felt belief that you needed to have a personal presence to engage with a client,” he says.

But AllHealth counselors quickly discovered that telehealth counseling worked well, and now many clients prefer connecting with therapists without having to commute to their appointments.

“It’s been a major win for clinicians, clients and the community,” Hendricks says. “It’s allowed us to see more folks and have fewer noshows ”

Unfortunately, post-pandemic more people need AllHealth’s services

“Many of our therapists deal with more complex cases as people struggle with unprecedented societal pressures. People are struggling with political polarization and financial uncertainty, which is leading to increased anxiety levels, increased drug use, and higher suicide risk.”

That increased demand for services led AllHealth to hire more staff and focus on providing additional support to its employees Nationally, the turnover rate for mental health providers is 32%.

AllHealth’s rate is 18% and traditionally remains below the national rate

To find and keep the best, Denver employers offer flexibility and growth opportunities

Finding and keeping talented employees is a challenge for any business.

But some of the Denver area’s top employers have developed strategies to find and keep the best employees.

Widening the search

Sylvia Guadagnoli, NFT human resources and environmental health and safety manager, says the company which provides products and services to nuclear, aerospace, automation and industrial customers casts a wide net to recruit for positions in Colorado,

New Mexico and Connecticut.

The company uses college events and trade shows to demonstrate engineering, physics, chemistry and manufacturing work opportunities.

NFT posts jobs on new and popular job sites and women’s advocacy and veterans’ sites to reach a large potential candidate base. It also posts jobs internally to seek employee referrals and plans to start internship partnerships with area colleges, including the Colorado School of Mines.

Anthony and April Lambatos, Footers Catering owners, say hiring in the hospitality industry is tough. They feel fortunate that staff refer potential job candidates.

“Unemployment is very low and our industry is hiring at a rapid pace,” the Lambatoses say. “We feel fortunate that our focus on culture has made hiring significantly easier and our team continues to refer great people when hiring needs arise.”

David Moeai, Brighton Hospice-Colorado administrator, says happy employees are the best recruiters.

“Top performers typically want to work with other top performers, and as such, are happy to spread the word about us Consequently, referrals from team members account for most of our new hires.”

Colorado’s new wage transparency requirements

Employers say the state’s new requirement to publish wage information in job postings has either made little difference or helped weed out overqualified candidates.

“We haven’t noticed a substantial change in our recruiting efforts,” Clawson says. “Candidates have shared with us that they appreciate the transparency. We’ve always been proud of the competitive pay and benefits we offer, and we’re continuing to attract incredible talent in Colorado and around the country”

“Candidates can make an educated decision on whether to continue in the recruitment process if wage information is openly shared. HRMS believes strongly in being transparent with our team members about our business, so why would we not extend the same transparency to candidates?”

The Lambatoses say posting salary information for the catering company is a double-edged sword. While it keeps some

overqualified people from applying for entry-level positions, most candidates think they should earn the top rate when the company posts a pay range.

For some, their needs were unmet during the pandemic. Others face new challenges, and the care or resources they need is different, more intensive,”she said.“We are constantly evolving to be responsive to these changing needs. It makes a difference”

Brighton Hospice set on hiring best workers

When Brighton HospiceColorado opened in June 2020, few wanted to work with the new service.

“Without an established brand, or current customers that could speak to the ‘Brighton difference,’ it took time to gain the trust of our community,” says David Moeai, Brighton Hospice-Colorado administrator

Here’s how the rankings are determined

Great workplaces aren’t created by accident. They are built and nurtured The Top Workplaces awards recognize the employers that do it well in the eyes of their employees.

The heart of the Top Workplaces award is the employee survey process.

Energage administers a 24-question survey to employees, who are the sole deciders of whether a company culture merits recognition.

This is the 12th year The Denver Post has partnered with Energage, an employee survey company based in Exton, Pennsylvania, to celebrate exceptional workplaces

There is no cost to participate

in Top Workplaces and no obligation to purchase any product or service. For 2023, 4,467 organizations were invited to survey their employees

Based on employee survey feedback, 150 Top Workplaces are recognized.

In the current job market, companies continue to focus on recruiting, retaining and motivating employees It’s more paramount than ever for companies to be intentional about a culture that prioritizes employee appreciation and recognition, Energage CEO Eric Rubino said

“We really need workplaces that inspire employees,” he said.

“You have to really acknowledge employees genuinely and consistently ”

The award is open to any em-

ployer with 50 or more employees in Colorado.

Survey results are valid only if 35% or more employees respond; employers with fewer than 85 employees have a higher response threshold, requiring responses from at least 30 employees

Energage tabulates the survey results Employers are grouped into small, midsize and large to best compare similar employee experiences

Employers earn Top Workplaces recognition if their aggregated employees feedback score exceeds national benchmarks.

Energage has established those benchmarks based on feedback from more than 27 million employees over 17 years They are ranked within those groups based on the strength of the survey feedback.

Why isn’t a particular company on the list? Perhaps it chose not to participate. Or, its employee survey feedback might have fallen below benchmark scores.

Energage runs tests on survey feedback and in some cases may choose to disqualify organizations based on irregularities in survey feedback.
