BULLISH ON nebraska SBA LENDER NEDCO FUELS BUSINESS GROWTH

Daler Usmanov had leased the home of Unisell Auto for almost eight years. “When the pandemic was announced in March 2020, business started booming,” Usmanov said. “Pre-owned car sales were almost double compared to the prior year.” As Usmanov considered a new space for the dealership, the owner’s commercial real estate agent introduced him to Premier Bank, which in turn got Usmanov in touch with the Nebraska Economic Development Corporation (NEDCO) and its loan program. “A really good commercial banker familiar with NEDCO loan programs will make a huge difference during the process,” he said. NEDCO is licensed by the U.S. Small Business Administration (SBA) as a CDC (Certified Development Corporation). The nonprofit corporation is designed to support financing for Nebraska’s small businesses. Lincoln-based NEDCO also represents the biggest provider of SBA 7(a) loans in Nebraska. The SBA’s 504 program represents loans for large equipment and real estate and, according to administration information, private lenders provide 50% of the project’s financing with the SBA supplying up to 40% and the

small business supplying 10%. “The first thing that attracted me was the 10% down payment versus the 20% conventional commercial loan; for example, if you are buying a building over a million dollars, it makes a difference in your cash flow to put 10% versus 20% down,” Usmanov said. In Usmanov’s case, the Bellevue building purchase was financed with a 60% conventional, 40% NEDCO loan with 10% down. “Just saving 10% on the down payment already helped me to save and purchase the building,” he said. “If it wasn’t for the NEDCO loan program, I probably would not have owned the building today.” In fact, Usmanov said if the need for pre-owned vehicles remains as strong as it has been, a second location may be on the horizon in the near future. “The second loan will definitely be through NEDCO as well,” he said. “The people at the SBA and NEDCO are the best. And they are there for business owners like me to make their dreams come true.”

throughout the state and, with that being said, businesses like Unisell Auto have bright futures ahead. “With the chip shortage, you get a shortage of [new] cars, and Americans are keeping their cars longer,” Sailors said of demand in the pre-owned auto space, including auto repair. “A lot of employees are changing their lifestyles. They’re driving more and buying a pre-owned car as opposed to staying in a hotel or eating at a restaurant.” Such societal shifts are also fueling demand for loans to finance car washes. “People are taking good care of their cars and they don’t hesitate to buy a year’s subscription,” he said. A review of funded loans provided by Sailors finds keen activity in the medical/health care, landscaping, transportation and warehousing and construction/contractor spaces. Breweries, professional services (such as engineering and architecture), appliances, manufacturing, fitness, hospitality, insurance, graphic design, child and youth, and convenience store businesses were also represented. The listed loans ranged from those for additions and construction, to building purchases, refinancing, tenant improvements and renovations. Of those listed, loans were valued from $70,000 to $4.5 million. “We’re doing a number of doctors’ and dentists’ offices,” he said. “These people are taking a conservative, long-range approach to interest rate strategies. And another thing that we’re seeing, people who have historically leased or rented are deciding to purchase buildings. They’re making a commitment like nothing we’ve ever seen before.” In fact, 2021 was a year for the record books for NEDCO. “Regarding our success, Nebraskans are still extremely fiscally conservative,” he said, adding that borrowers will go with the fixed-rate, long-range loan that is a “sure thing” as opposed to taking a little bit lower rate from the outset and “betting things will go down.”

Sailors indicated NEDCO has also developed a strong reputation as a CDC that has the ability to get loans underwritten and approved by the SBA. “If you can do that with a great level of expertise and a sense of urgency and you’ll be very successful,” he said. Its robust approved loans and loans in the pipeline, according to Sailors, make NEDCO one of the highest-performing CDCs in the country on a per capita basis. “If you fail on a project and can’t get that funded, you can lose confidence in a hurry,” he said. “Some banks bring every single loan here. They know they can get the loan done and we’re really good at what we do.” When asked about prominent departures from the types of loans and borrowers that NEDCO supported around this time a year ago, Sailors spoke to how those 2020 loans represented those for construction in the entertainment industry (hotels, restaurants) that may have taken a year or two. “We were the largest hotel underwriter in the state,” Sailors recalled. “With that, in February of 2020, we redlined hotels. We had numerous [hotels] teetering on default in that month.” Its portfolio, naturally, has “changed dramatically,” with the likes of pivots to other sectors. Aside from the “usual suspects” — Omaha and Lincoln metro areas — Sailors noted there are a number of projects in Scottsbluff, Kearney, Norfolk, Wayne, Columbus and Grand Island. Communities such as Wayne benefit from the likes of a college presence. “On a real positive note,” Sailors summed up, “The economic outlook is bullish. The cost of living and crime is under control, we have a great educational system and lots of land.” He indicated how these factors are a boon for new employers, such as the Southern company that NEDCO worked with, which is expanding into

Plattsmouth. “And there is an untapped resource in Nebraska for equestrian and rodeo events,” Sailors said. He spoke to the potential presented by University of Nebraska-Lincoln’s investment in equine sciences programs, and their role in helping to position the state as the “Rodeo Capital of the World.” “The high school rodeo championships were here last summer,” Sailors recalled. “The revenue was the equivalent of four home Husker games in six days.”

A Brighter 2022 and Beyond

John Losito’s Sun Valley Lanes & Games represents a member of Nebraska’s entertainment sector, as well as among those “funded loans” powered in partnership with NEDCO and participating banks. Losito’s history with NEDCO can be traced back to the recovery following the Great Recession. “When I went to purchase the place, my bank said we’re going to finance part of this with the SBA,” he said. Losito encouraged having good records, and to avoid “shortcuts.” “They will come back and bite you in the long run when you try to get financing,” he said. “I am very firm with the belief that your business is what is valued on paper and that comes from reporting all income. The pandemic was proof of that.” He referred to the likes of people failing to report all tips. “I’m very good about doing everything digitally,” Losito said as it relates to

appropriate documentation. The need for an expanded and renovated home for Sun Valley was further helped along by historical precedent; he considered what has happened following other dire events in history, no less the truly unprecedented flu epidemic of 1918. “People think, ‘We’ve survived this,’ and now they want to enjoy life,” he said. “That’s what has happened.” In fact, Losito recalled when the bowling alley and entertainment center first reopened, the long-term customers immediately flocked to the new space. It helps, Losito added, that there is sufficient space to spread out when dealing with COVID-19. “The issue everyone is facing is staffing,” he said. Losito summarized the situation best by saying: “We’re not broken down on the side of the road, but we’re not moving on all cylinders, either.” In fact, it’s a situation that is driving potential investments in innovative technologies; for example, he referred to looking into kiosks to free up staff members’ time. “It’s a strange situation to be in,” Losito said. “A lot of people have money to spend. But you don’t want to overload the staff. They are critical to my success.” With so many loan programs available to businesses, Unisell Auto’s Usmanov said, finding the right banker or contacting NEDCO directly and expressing one’s business needs “would be a good step forward.” “I personally wouldn’t own a commercial building if it wasn’t for the NEDCO loan program that gave me this opportunity,” he said.

Individuals, organizations, and communities are taking a hard look at their relationships to others, and the fundamental practices — from internal recruiting to vendor selection — that have historically characterized their businesses or teams. There is a sense that, while long overdue, society is moving toward actively doing what is the “right thing to do.” Cammy Watkins and Maggie Wood are co-executive directors with Inclusive Communities, an Omaha-based nonprofit

focused on diversity and inclusion education and advocacy. When asked about the majority millennial workforce and what readers can do to maximize the potential of a diverse workforce, the executive directors encouraged support of diversity at “every level.” “Making it easy for people show up as their authentic selves helps them to focus on doing the work, solving the problems, being creative, rather than, ‘Is it OK for me to exist in this space?’” Watkins said.

“It should also include promoting diverse candidates into leadership positions and exercising supplier diversity … need to have a catered luncheon, get marketing materials printed or have a copier serviced? Build relationships with diverse and BIPOC[Black, Indigenous, people of color] owned businesses,” she said. Also, Wood emphasized moving beyond the creation of a “diverse atmosphere” within one’s workplace. “Atmosphere alone can sometimes feel

performative or be an illusion,” she said. “We want to tangibly have diversity and promote, support, embrace that diversity.” To sustain healthy environments and cultures that are meaningful and not illusory, Watkins and Wood indicated that business owners and managers should check in with teams, actively listen to them, and follow through with actions that support all. When “people” are prioritized, they suggested, productivity follows. This should then be the starting point for key stakeholders to craft processes, policies and workflows that build and sustain healthy work cultures.

Culture Change

When presented with a similar question about the shift to a millennial-majority labor force and its role in elevating DE&I, Davis stressed that companies must understand what millennials really want from the workforce as a means of maximizing diversity. “Millennials’ values exceed simply working for a paycheck,” she said. “They value companies that help them learn, where there is potential for growth, where they can take time off from work without judgment or penalty and are fairly compensated for their work. Lastly, millennials want to work with people that look like them (are diverse) and where they can be authentic in who they are at work.” Davis also noted that companies must

act quickly on this front; many firms, especially in tech, are quickly catching on. “Millennials seem to have a stigma among non-millennial leaders that they are demanding, lazy and want to excel in organizations too quickly,” she added. “At some point, millennials will be the leader-majority in organizations, which means the culture will begin to change to accommodate their needs.” And, if both older and millennial leaders are not accommodating their needs, Davis said organizations will continue to experience turnover. “Millennials will find organizations that value their expectations,” she said. Achieving diversity may involve a hard look at recruiting efforts and reaching out to local ethnic and minority associations

to build relationships; attending career fairs at the likes of historically Black colleges and universities; and converting current postings into other languages. Furthermore, Davis indicated the intersection of millennial teams and diversity efforts includes investments in learning and growth opportunities — from coaching programs to creating platforms for these populations to voice their ideas and concerns (lending themselves to “psychological safety” within the workplace). “The company culture is deeply rooted in the organization,” she asserted. “Rather than formal policies or procedures, in most instances, culture stems from norms and is something that stakeholders ‘just

know’ or ‘just do.’ Outsiders may not easily interpret the culture. A person must become familiar with the organization over time to understand the organization.” And, Davis continued, because the culture is “deeply rooted,” it requires time, patience and commitment to change it. “First, the organizational leaders, president/CEO, and the C-suite must commit to diversity and inclusion,” she said. “The responsibility must go beyond diversity (what you see); the commitment must include equity and inclusion (thinking and behaviors).” Then, leaders must embark on what culture change means to the organization

— what it looks like over the short- and long-term. “The mission and vision of the organization should reflect its DEI efforts,” Davis said. “The organization may have to make the difficult decision to help exit employees, including leaders, unwilling to embrace the new changes.” Organizations that are committed to DE&I largely have a dedicated person on site to focus on these efforts. In the beginning, though, Davis recommended bringing contractors on site; for instance, Inclusion Analytics, which she said can help leaders dissect their organization’s readiness for change and make recommendations to move into inclusive cultures.

Best Practices

Law firm Koley Jessen officially launched its DE&I Committee in January 2020, having organized their passion for diversity — a structure that, leadership indicated, has made a huge difference its efforts. At present, shareholder Stephanie Grattan also chairs the committee. “Companies need to continually strive for improved diversity, equity, and inclusion as there will always be an opportunity for further progress,” she said. “By implementing programs, initiatives, and clear communication, you can ensure an environment where, from top to bottom, employees recognize that DE&I is

a priority.” Grattan said that Koley Jessen had approached the creation of a diverse culture by putting it at the forefront of the firm’s strategic initiatives. “We are actively involved in the Employer Coalition for CODE, LeadDIVERSITY, Diversity Lab, Avenue Scholars, and the Nebraska Legal Diversity and Inclusion Project,” Grattan expanded. “We have monthly firm-wide meetings that focus on a diversityrelated topic, where our LeadDIVERSITY representative talks to the firm about a topic and moderates discussion. “Creating an environment where people can talk about things and ask

questions has been incredibly important. We support affinity groups, such as with our women’s forum. Firm leadership reinforces the importance of DE&I on a regular basis as well.” The Greater Omaha Chamber’s Director of Diversity, Equity and Inclusion, Dell Nared, said companies (like their membership) need to empower, engage and create safe spaces. So, everyone can be heard, valued and respected regardless of the position that they hold within the organization. “Research and our CODE Assessment tell us that creating a diverse workforce increases engagement and morale, which is true; however, it is not about how diverse your workplace is,” he said, making a reference to the chamber’s Commitment to Opportunity, Diversity and Equity efforts to help the community achieve sustainable growth in each area (as well as inclusivity). “The question is, ‘Are you educating your organization on how to keep it?’” The first step in this process, Nared said, is to make sure everyone’s voice is heard and to show your employees that you respect and value their traditions and backgrounds. “Organizing diversity and inclusion awareness events and training activities at all levels of the organization, starting from the top, will show that DE&I is a part of the company’s DNA,” he said. Noting that each company’s journey differs on the road to achieve DE&I in the workplace, Nared isolated nine different ways to “get there:” Creating a comprehensive DE&I strategy, with an assessment to inform strategies; setting key performance indicators in areas of talent acquisition, retention, promotion and representation; building a fair hiring process with the likes of blind resume reviews, structured interviews and rewriting job descriptions; creating an environment where discussing DE&I is the “norm” in onboarding, meetings and web communication; offering related education (coaching, lunch and learns); establishing pay equity; creating employee resource

groups; structuring “norms’ in how religious, multicultural and holidays are recognized; and being “pronoun-friendly.” Since 2017, VP of Human Capital and Inclusion Bianca Harley said Omaha Performing Arts has relied on its IDEA (Inclusion, Diversity, Equity, Accessibility) steering committee for direction and accountability, and that the group represents a cross-section of lived experiences, backgrounds and titles. “They have been empowered to influence all areas of the organization and already have done so in meaningful ways that have impacted the entire community,” she said. Harley noted Omaha Performing Arts has always worked hard to feature performances that appeal to diverse audiences. “We have also implemented hiring practices and employee policies that promote diversity,” she said. “Approximately 38% of our staff identify as diverse, 30% as BIPOC.” When asked further about achieving DE&I, Harley said metrics associated with its strategy featuring long-term goals, action items and accountability partners are reviewed regularly. They are also transparent, with progress featured on its website at O-pa.org. “A statement is not a strategy,” she emphasized. “We are also intentional about expanding and improving accessibility at the Orpheum Theater and the Holland Center,” Harley said. “We offer services like sign language interpreters, sensoryfriendly performances and more.”

Business Case

A diverse workplace means a diversity of lived experiences and ideas that lead to better problem-solving and greater creativity. Studies, the Inclusive Communities co-executive directors noted, further correlate above-average diversity to higher innovation revenues and profitability (Harvard Business Review, 2018 and McKinsey, 2017).

ACTIONABLE TIPS PROVIDED BY DE&I EXPERTS Inclusive Communities: • Review/revise your policies. Intentionally institute them in practice across your organization from the top down. • Collaborate from the bottom up. Listen to younger/junior staff about they need from workplace culture. • Understand there is no end to inclusivity. It is a living process. Cultures must be flexible enough to evolve as people evolve. Jillian Davis, HRAM: • Create a reasonable budget for a DE&I committee to participate in external activities and engage employees that are not on the committee. • Encourage the committee to speak up. Hold them accountable for aiding leaders in positive change. Stephanie Grattan, Koley Jessen: • Utilize resources from the chamber of commerce, industry organizations and other professionals in one’s network. • Celebrate successes. Progress takes time. Small wins are worth celebrating. Bianca Harley, Omaha Performing Arts: • Deploy the five A’s: Authenticity, alignment, action, accountability and access.

But yet, Watkins and Wood said that myths regarding hiring practices and diversity persist. “On the other hand, this question relies on the assumption that a ‘case’ needs to be made for diversity and inclusion, and that rests on a number of myths [for instance],” they said. They described a myth that there aren’t enough qualified diverse candidates, and therefore a company would either need to lower their bar or sacrifice time to continue looking for a qualified, diverse candidate. This is sometimes referred to as the “business case.” They said, “No one is asking ‘What is the ‘business case’ for maintaining the status quo?’” HRAM’s Davis also expanded upon education and training on basic DE&I definitions and concepts, as well as

MIX OF TALENT, TECH INVESTMENTS SPURS GROWTH When Omaha National Group, Inc. established itself in August 2016, the workers’ compensation, insurance and payroll services provider employed eight people. Fast-forward to this winter when Omaha National hired its 200th employee, and that is just one of many chapters within the organization’s growth story. “We’re very excited to be moving into our new location at 90th and West Dodge,” President and CEO Reagan Pufall said. “It’s a great move for us. It doubles the size of our office space — we have run out of room where we are.”

Locally Grown From its location at 11128 John Galt Boulevard (the Metropolitan Business Center), Omaha National has reportedly grown to support small- to mid-sized employers and their workforces in 15 states, across the country. Its local physical footprint is represented by the aforementioned shift from around 25,000 square feet of space to around 50,000 square feet along the hightraffic West Dodge Road corridor. “It’s great to be in a big location in the heart of Omaha,” Pufall said. “The whole company will be on the same floor of the same building.” According to Omaha National information, the team is poised to move to its new and larger local headquarters sometime this spring. Pufall emphasized the

It’s not just about the extra square footage; it’s the quality of said square footage. “We want it to be a terrific working environment,” he said. “Our employees enjoy a sense of privacy … and that promotes interactive collaboration.” The company has been no stranger to accommodating the changes that are presented by ongoing demand for its services and, in turn, for new talent; reportedly, a more than 50% increase in staff in 2019 also resulted in Omaha National doubling its office space. “The strategy of the company is in the name — Omaha National,” Pufall remarked. “As far as we can see into the future, all of our employees will be in a single location in Omaha. “We just keep on growing and, therefore, we keep hiring. The talent pool in Omaha is exceptional. It’s like nothing I’ve ever experienced in my career, the character of the talent.” The state’s persistently low unemployment rate presents a “good problem to have,” which Pufall indicated Omaha National is addressing with one of its founders who comes from the professional recruiting world. Additionally, Pufall noted it has another big advantage amid challenging recruiting circumstances; it doesn’t require previous worker’s comp experience. “We’d just as soon hire people who have an aptitude for a specific job,” he said,

adding that it has also built an extensive in-house training program. By and large, he said that this approach to recruiting is more the exception than the rule within the industry. “The strategies, tactics and methods that we use are unique, often unconventional and extremely successful,” he said. “We ‘train them up’ to our way of thinking and our approach.” It’s an approach that, Pufall indicated, also lends itself well to diverse skillsets and a diverse workforce. “There are so many different kinds of jobs in the company,” he said, from sales to analysts to those with a knack for conducting investigations. “Every skillset is needed for the company. One thing [employees] all need to have in common is they need to be wonderful people to work with, and to have a strong sense of passion, and being positive and upbeat.” A North Dakota native, Pufall reinforced that the kind of work necessary to advance the “beating heartbeat of the economy,” the organizations and workforces that Omaha National serves, cannot be outsourced to individuals in other parts of the globe. “Our No. 1 mission, and we talk about this all the time, is to build a great place for people to work and to provide them with terrific, real, rewarding careers,” he said. “You can spend years developing your skill, and have a secure job.”

Strategic Technology Another nod to its differentiators within the industry, Pufall said it’s very common for companies to outsource a lot of their functions, be it utilization review to evaluate for unnecessary medical procedures, or medical bill review to evaluate that the right amounts are being paid. “We don’t outsource any of that work,” he said. “We have our own, handpicked staff.” Omaha National, frequently self-described as a “tech-enabled” provider, balances the human touch with technology resources. “We are truly a high-tech company,” Pufall added. “We develop our own proprietary software. It really is super software. But, by no means does it replace any human beings.” Notably, Pufall mentioned one of the most difficult conversations that his team has is to speak with an individual who has just lost his or her beloved spouse. “A robot can’t make that phone call, or be there during that terrible moment in their lives,” he said. “We are very much in a people business. Every day, we are talking with folks who have just suffered life-changing injuries.” Pufall said they get to help those employees return to work and their lives. The software aids in the team’s ability to support them in this manner.

Planning for Unknowns While many discussions have revolved around the impact of the pandemic on all aspects of the workforce, including workplace environments, industrywise Pufall said COVID-19 hasn’t had as big of an impact on workers comp claim frequency and/or severity as one may assume. With that being said: “We have had some individuals who have contracted COVID and suffered terrible injuries. Some of them will suffer injuries that they will never recover from,” Pufall said. “We have a very clear-eyed view of the seriousness of this virus. And we take it very seriously about what we need to do to protect our employees and to support individuals.” When asked about the aforementioned “serious injuries,” Pufall confirmed he was referring to the long-term effects of COVID-19. The Centers for Disease Control is actively working to learn more about the potential long-term effects, which remains a mystery as the virus itself remains in a relative infancy. The agency has been investigating long-term complications such as cardiovascular events, abnormal lung function, persistent neurological problems (loss of smell and taste, poor memory and concentration), and psychiatric challenges. “We’re very medically attuned,” he said. “I just hope everybody takes it very seriously.” In addition to supporting individuals and families through life-altering challenges, Pufall is proud that the company’s niche is in the “companies that build America.” These are small-to-midsize businesses, he explained, where people work with their hands. Fortunately, he noted Omaha National is managed in such a way as to resolve claims related to on-the-job injuries at these businesses quickly and cost-effectively. Pufall also emphasized how the “best workers compensation claim is the injury that never happens.” “What makes calls so difficult sometimes is to know that an accident didn’t need to happen,” he said. “It’s the right thing to do.” Omaha National is also being supported by a reported $45 million in Series B funding from investors Accomplice, HighSage Ventures and Tull Investments as of late September. Initially backed by Chicago-based investment firm, Agman, Omaha National reportedly plans to use these funds to transition to a “full-stack carrier,” with the company issuing policies on its own paper while distributing through its “extensive agency network.” It was also noted that Omaha National plans to continue to expand its advanced proprietary software. The company further noted that its leadership is being fortified with the addition of tech, finance and insurance industry strength via directors selected in October to sit on its board: Beth Boucher (SiriusPoint), Nick Davies (Brit Americas, Brit Insurance, Agman), Joyce Johnson-Miller (Pacific Gate Capital) and Ryan Moore (Accomplice).

which sought to merely toe the line with employment law, more companies today embrace diversity as a way succeed. “Efforts to improve racial, ethnic and gender diversity are not new and have been important workplace conversations since the 1960s and 70s. [Back then] focus was more on compliance,” she said. “Contemporary business perspectives see diversity, equity and inclusion more as a part of organizational strategy for building a workforce that effectively contributes to talent management, innovation and performance. “The workplace is increasingly being impacted by global concerns, changes in labor force demographics, and new assessments of work and how work can most effectively be performed. So, in addition to the imperatives of the business case, circumstances of the last several years have compelled many businesses to continue to recognize the importance of DE&I as a moral obligation.” Evidence of the tangible benefits of a strong DE&I score isn’t hard to find. In study after study, such as the McKinsey & Company report of 2018, diverse work groups and executive leadership soundly beat out more homogeneous competitors when it comes to productivity and retention. It’s not just internal audiences that are paying attention. A 2019 study by Porter Novelli/Cone noted that nearly 80% of Americans connect with companies with values perceived to align with their own. In 2022, gender and racial equality are atop many consumers’ lists when assessing one brand over another.

Including Everyone Takes Everyone

Even nonprofits are under increased scrutiny in this area. In fact, Jay Wilkinson, founder and CEO of Firespring, said the focus may be more intense on such organizations. “I think nonprofits have to think about it a lot more than their for-profit counterparts and it’s because so many nonprofit organizations are known for their mission,” he said. “There’s an expectation from everybody that the organization is going to get [DE&I] right and they’re going to be faster. In fact, it’s very seldom the case.” In 2019, Firespring partnered with Nonprofit Hub for a project study looking at organizations’ hiring practices pertaining to increasing racial diversity in the nonprofit workplace. The results showed how tricky the challenges of increasing internal diversity can be, even for groups promoting it through their mission. Of the 1,000 subjects studied, 75% had barely a trace of minority presence on their Facebook profiles, a routine avenue for recruiting new hires. “We tell people, ‘Okay, we need to find more people of color we can recruit to our organization, so share this with everybody you know,’” Wilkinson said. “But yet, the majority of people sharing this don’t have those minorities in their friend groups. The homogeneous applicant pool and these implicit biases end up elevating white applicants again and again and the cycle just goes around and around and around.” Wilkinson acknowledged smaller organizations may find it more difficult to launch elaborate DE&I programs but said many

peer groups today can offer ideas on how to get started at any stage. Understanding how slippery an issue DE&I can be, he pulled no punches on the steep challenges any sized organization faces, for-profit or nonprofit, if they are to tackle the issue. “For any organization, any company, that decides with intention to really deepen their efforts around diversity and inclusion, as much time as you think it’s going to take, double it. It’s going to take more time,” he said. “The other thing we’ve seen working with a lot of clients in this process is that it often gets worse before it gets better. “The minute you really start going into the rabbit hole and digging deep and going beyond intention into action, it requires patience, humility and a thick skin. That’s the best way to put it because in the word diversity itself, there are so many different approaches and answers. I don’t consider myself to be an expert or our company to be great at diversity and inclusion. I’m one of those who believes in having a learner’s mindset, rather than a knower’s mindset.”

A Never-Ending Mission

Jasmine Kingsley, senior vice president of legal and people at Hudl, said DE&I was not something ever fully mastered. Despite the company’s extensive work in this area, there’s always improvement and refinement to be had to continue to craft DE&I as less what a company does and more about what a company is. “We consider DE&I as really intrinsically connected to our values. I think a lot of companies will probably say the same,” she said. “It makes integration of some of these core principles into our policies and our practices in the company not only really possible, but also really necessary. “In the past couple of years, we’ve taken a hard look at the way we communicate, both internally and externally, wanting to ensure that language fosters an inclusive environment and it’s mindful of all the various constituents we serve. We’ve really embedded that throughout all our policies and procedures in terms of how we manage meetings and how we manage relationships, internally and externally.” Kingsley said the company doesn’t just assume the steps it has taken are working but invests deliberate action and resources into making sure current practices are effective as well as looking around for what’s new and can

be adopted. “In order to assess the success of our efforts, we really look at feedback from the company and from individuals. We take that really seriously,” she said. “We have an annual engagement survey that helps us gauge if we’re hitting the mark or if adjustments need to be made. We also issue a diversity report annually. “We also have employee resource groups, ERGs, that have been really instructive for us in terms of helping to educate, inform and gut check our work in this space. Our ERGs are all employee-led and grassroots-generated. We also have an overarching committee called Together at Hudl formed by our ERG leadership, various executive sponsors and other members at large to ensure strategic alignment between our overall DE&I goals and our actions.” This kind of accountability has earned Hudl the reputation for being a leader in DE&I, accountability the company upped considerably when it began making its efforts and activities public. “We issue a diversity report annually and about two years ago we started sharing that report publicly to help us assess what worked over the past year, what didn’t work, where we need to adjust in order to make progress on our journey,” Kingsley said. “It’s a great opportunity to share success stories but also own those areas where we didn’t succeed or where we need to be more accountable in order to continue along towards our overall goals.”

does translate into real business outcomes around being able to grow, being able to retain associates and being seen as a good place to work.” Making all of this so critical is the growing level of importance many workers place on working for a company actively promoting inclusivity. Rimpley said even in locations with a dearth of diversity demographics in the community, applicants want to see a company eager to proactively improve diversity to whatever degree possible. “The talent market has changed as far as expectations, connection to purpose and connection to what the company values,” she said. “We’re doing those things to show not just our associates today, but our customers, our brokers, our producers and the talent of tomorrow because there are actions behind the values and the words we have out there.” Like Hudl, Ameritas’ DE&I efforts are ongoing and designed to keep the company’s policies from becoming mere words on a

page. Its Respectful Everyplace Training actively helps individuals understand how to interact with others. It also trains employees on implicit bias and pairs workers with accountability partners that provides oneon-one understanding of differences in race, culture, religion or gender. “Sometimes someone has had a journey that has not involved a lot of exposure to diversity,” Rimpley said. “Let’s say I’m working on understanding different religions more. My accountability partner and I would talk one-on-one as individual people in a safe space about what that means, what have we learned, are we afraid of something, what do we think? “What we’ve done is we recognize this is a journey for our company and for each person, as we bring all of our different backgrounds together. When we’re aware of bias, we can take action to reduce the impact of it. We can have an open conversation to learn from others and really overcome that.”

Serving Present and Future Employees

A company’s focus on DE&I (or not) doesn’t just impact incumbent employees. Increasingly, it’s a determining factor for prospective workers, which in any labor market is important and in the current environment is critical. “When you have this diversity focus, I think it welcomes ideas,” said April Rimpley, senior vice president of human resources for Ameritas. “Instead of, ‘Don’t ask, don’t tell,’ it’s like, ‘We welcome you to be your whole self.’ That is a different message than saying, ‘Well, we don’t really ask, and it doesn’t matter.’ “When you can bring your whole self to work and really share ideas openly and know that’s a psychologically safe environment, you end up creating outcomes, products, connections with customers, your community and your associates you can’t replicate. Josh Gillman started out wanting to work in international management, but an experience serving kids opened a whole different world to the Iowa native. “When I was in college, I took a part-time job working in an after-school program,” he said. “I had no real intention of staying in this field long term, especially locally, with an international studies interest. “But working with kids in that space, just on a part-time basis, I found I really enjoyed it. I saw there was a need for impact locally, not just internationally. I kind of fell into it by accident, but once I connected to the work and saw the impact that it had and the need that’s there I never left.”

Expanding Services Over the next 15 years, Gillman devoted himself to serving youth and their families, the last eight as COO for Kids Can Community Center. He said his time there has been a daily exercise in leadership and program improvement. Under Gillman’s direction, the reach of the organization has grown substantially, bringing after and out of school programming to six locations in Omaha. “I think the biggest piece of what we’ve done in my time here would be our program expansion,” he said. “When I came here as the chief operating officer, we had our community center and one school-based program serving about 300 kids per day. Now, almost eight years later, we have nine different programs serving almost 1,300 kids a day. “Just knowing that there’s an extra roughly 1,000 kids per day in our community who are in a safe, supportive environment where they can grow and develop is probably the thing that I’m most proud of.” This year will mark another landmark accomplishment — the completion of a new and expanded community center, which is expected to be completed by the end of 2022, providing more room to carry out the mission. “That was a big accomplishment not just for myself, but for the whole team here,” he said. “We

did a capital campaign and building design, and we’ll be able to move into a facility that will double our scope from our current center, providing a higher quality learning environment.”

Looking to the Future Such advancements are key to fulfilling Kids Can going forward, especially given the uncertainty of COVID-19 and the unstable economy. “One of the things that I do really love about this role is that I can get out and visit programs whenever I want,” he said. “I’m never too far away from being able to get out and visit programs and see staff on the front lines doing amazing work and getting to spend some time with students and being near families. That’s an important piece that keeps me engaged in the work. “Because of that, one thing I’ve learned and as a team what we will continue to learn, is as we transition out of the pandemic and COVID, there’s this need to do a lot of building up of students and families. Not only in lost learning time, but social and emotional skills as well. “We have to make sure that we’re doing everything we can to get kids caught up to where they need to be, both academically as well as preparing to interact with each other and the world and move forward.” In addition to his undergraduate degree, which he earned at University of Nebraska at Omaha, Gillman also has a master’s degree in public administration from Bellevue University. He has also completed several prestigious leadership programs, including the Leadership Omaha Class 43, National Institute on Out-of-School Time Research Fellow and TEAMS Executive Leadership Graduate and Nonprofit Executive Leadership Institute.

LINCOLN MANUFACTURING COUNCIL BUILDS TALENT PIPELINE One of the most important ways to grow our community is through the ability of local employers to offer jobs that attract people from all walks of life. Manufacturing continues to play a vital role in Lincoln’s economy, which ultimately led to the formation of the Lincoln Manufacturing Council in 2019, comprised of a group of 15 councilmember businesses, six supporting businesses and two community partners. The bottom line is this—manufacturers are looking for labor and the pool of candidates is decreasing, so how are pathways and pipelines created to get people interested in manufacturing? The Lincoln Partnership for Economic Development oversees the implementation and operation of training classes offered, helping companies find skilled workers with a MFG Certificate. The classes offered and certification serve as an introduction to the industry, which includes basic skills that prepare candidates for work in entry-level manufacturing jobs. Throughout the sixweek course, practical examples and related materials are taught in the curriculum in the hopes of providing students with a basic knowledge that will serve them well in their development in a manufacturing-related career. The program continues to expand and with it comes even greater opportunities in 2022 and beyond. Thanks to funding from the American Rescue Plan Act and local fiscal recovery funding from the city of Lincoln, the LMC classes will be able to reach more people interested in manufacturing careers. First, there will be an expansion of the Level 1 Manufacturing Certificate, which serves as an introduction to manufacturing for interested participants. This prepares participants for work in entry-level manufacturing jobs. Second, a Level 2 Manufacturing Certificate will be developed, which allows Level 1 participants to continue the certificate pathway. Training includes more detailed instruction and would position Level 2 Certificate earners to

be better qualified to enter directly into positions paying higher wages. Finally, this expansion would partially subsidize eight weeks of on-the-job training for certificate earners when hired by an area manufacturer. LMC would subsidize up to 60 percent of their salary at $17/hour for up to the first eight weeks of on-thejob training. In addition to expanded LMC course offerings, LPED continues to partner with Lincoln Public Schools to connect K-12 students to STEM pathways, which includes manufacturing. The Lincoln STEM Ecosystem provides connectivity between K-12 education and before/after school services and the STEM-focused businesses growing throughout Lincoln.
