Foreword Being first is best, you say? But being second is harder! Inevitable comparisons to the first, a necessity to up the standards and retain the absolute uniqueness. Hence, it is with great pride that we bring you the second edition of the Working Mother & AVTAR Best companies for Women in India (#BCWI)! Launched (as is tradition) on the 8th of March this year, the #BCWI as you will see, is a list that celebrates the BEST 100 organizations that have invested with intention in ensuring gender balance in their workplaces. Yes, it got tougher this year. Selecting the Best 100 among more than 3 times that number is not easy. But, it is a happy problem for us to have! As more and more women express their intent to climb up the corporate ladder and impact business and society, it is important to showcase the organizations that have given them the platform to do so. And selecting the organizations, based not only on the existence of policies, but also its impact and utilization is what makes the #BCWI India’s ONLY analytics exercise of its kind, size and scale. I am delighted to share that we at AVTAR are living up to the benchmark that was created by our partners, Working Mother Media in the US, where they have had 32 continuous editions of the Best Companies initiative! Let me share a little secret with you - there's definitely more than what meets the eye. An exercise which begins in March, with AVTAR’s research team putting together a list of companies for outreach, then socialising the same, signing the confirmation with over 350 companies, creating a fully encrypted online link that obtains the responses, analysing the responses by using a state-of-art non-manual analytics engine and finally arriving at the Best 100 list – there’s thousands of man-hours (and woman-hours!) of some of the best minds in gender analytics that gets invested in this journey! The 2017 edition of the #BCWI is special for one more reason! This year, we have a new recognition that we believe will create history, once again! I am certain you will agree that without Men as Allies, the gender diversity story will never take off. This year, Working Mother and AVTAR institute the country’s first and only award to recognize male allies – MALA – the Male Ally Legacy Award! Introduction It is 8 pm at night in Delhi – the city is mellowing down after a busy day. There is a pan industry summit happening in the city and some of the busiest hotels are teeming with the delegates. At one such hotel lobby, the CEOs of two different organisations are immersed in a conversation – business and otherwise. The two organisations they helm couldn’t be more different – one is a very successful start-up and the other a 50 yrs+ company which has weathered many storms and been written about for all the right reasons. The two gentlemen couldn’t be more different either – the former a Gen Y-er who pursued his entrepreneurial dreams and the latter a corporate veteran. Yet, they have a common passion – to be part of the 100 Best Companies for Women in India – 2017 edition! Up until 2016, there was never really a comprehensive, unifying platform for Corporate India that takes a panoramic view of Women’s careers, one that cuts across industries and levels. In 2016 India's first diversity advocate and workplace inclusion expert, AVTAR, joined forces with Working Mother Media, a celebrated gender-parity champion in the United States, to bring the latter's prestigious three-decade old Working Mother 100 Best Companies study to India. The inaugural edition in 2017 saw more than 350 companies participating and the 100 Best and the Top 10 being listed, alphabetically. Companies spanning every major industry, geographical location and line of business were part of the applicants. After a successful edition in 2016, this year AVTAR and Working Mother Media hosted the 2017 Working Mother & AVTAR Best Companies for Women in India (BCWI) study. This is the second edition of the study in India. The study was launched on the occasion of
International Women’s Day, March 8, 2017. With its stellar legacy of a 32-year old existence in the US under the aegis of Working Mother, the second Indian edition saw an evolution in the expanse, in the canvas and in the entire participation spectrum. 360 companies – cross industry, pan-country participated in the second edition. The comprehensive application form required applicant companies to provide data of high-order granularity on their initiatives, programmes and policies to promote gender diversity. Companies across the industry spectrum and geographically diverse, submitted their applications between March 8, 2017, and June 30, 2017. A robust data-protected analytics tool was employed to pick the Working Mother and AVTAR 100 Best Companies for Women in India (BCWI) from the applicant companies. The companies that feature in the list, along with the Top 10 Best Companies, will be honoured at the 100 Best Companies for Women in India Awards Ceremony and Celebration on the November 16, 2017, at the ‘Best Practices of the Best Conference’ in Chennai.
The role of BCWI in India Inc. The statistics pertaining to women’s workforce participation in India necessitates the consistent implementation of an exercise such as BCWI that can not only help recognise the champions in the race to gender balance but also enable all participant companies to do an introspective assessment of their initiatives towards women’s career enablement . To help them identify areas of potential neglect and rechannelise/revamp their efforts deriving inspiration from some of the very successful best practices that are showcased. To bring in the numbers, India’s population is 48.5%
women (1) of which more than 30% (2) live in urban areas and are in greater access of the opportunities in the corporate world. As per the world economic forum’s gender gap report 2016 (3), the gaps between the genders are getting steadily closed in India. For the record,
45.9% of all enrolled undergraduate students in India are women (4) 40.5% of all enrolled PhD students in the country are also women (4). In 2012-2013 the percentage of women enrolled in specific undergraduate degree programs that are professional/vocational in nature, included – 28.5% in Engineering/Technology, 40.2% in IT and Computer, 35.6% in Management, 32.0% in Law (5). 27% of all entry level positions in India Inc. are women (6)
But the ‘good numbers’ that look as though we are headed to the desirable figure of ‘50-50’ do not last long. 48% of Indian women abort careers mid-way, before they even reach the mid -areer mark. This is 19% more than the Asian Average (7) . The alarming drop in the overall female labour force participation rate in India has been by 8% from over 37 per cent in 2004-05 to 29 per cent in 2009-10 (8). This means that the investment of time, capital and effort spent in educating and training these human resources – women - go unutilized post their exits. So, what do businesses in the country gain by retaining these women and adding more to the fold? Recent research suggests that increasing the number of working Indian women by another 10% by 2025, can increase India’s GDP by 16%. A gender diverse workforce also means greater innovation and better employer branding followed by access to wider customer markets
that are precursors to prosperous futures for the businesses in the country. And BCWI (Best Companies for Women in India) is Corporate India’s data intensive, future-ready aid in the navigation towards gender balance. It is India’s first and ONLY initiative that collates, analyses and lists information about what companies across India are doing to advance women in their workplaces. A 32-year-old tool developed by the Working Mother Group – this concept in its Indian execution has been extensively customised by AVTAR, to suit the Indian scenario and milieu. The expanse is covered through the BCWI framework that encompasses seven key policy clusters of women’s career enablement namely workforce profile, women’s recruitment, retention and advancement, safety and security, Flexible Working, Parental Leave, Benefits and Company Culture.
Study Contour Post the social launch of the study on the 8th of March 2017, the application form was hosted on a high-security online platform. Every company that registered to apply was given company-specific credentials to access it. Over a million data points were collated from across applications on the online survey link. A robust data-protected analytics tool (built in-house) was deployed to evaluate applications using statistically established relative scoring methods. From all the applications that we received, the tool picked the 100 Best Companies for Women in India from the applicant companies’ based on their overall scores, making this an entirely data-driven, subjectivity free exercise of evaluation.

Study Expanse The 2017 – 100 Best Companies for Women in India (2017 BCWI) have a majority industry representation from IT/ITES (as shown in Figure 1) – 36%. Financial services is the next dominant industry in terms of representation – 12%. As shown in Figure 2, 44% of the 2017 BCWI have between 1001 – 5000 employees; 7.92% of the 100 Best have between 15,001 – 30,000 employees. Fig.3 shows that 61% of the 2017 BCWI were incorporated in India between 1991 – 2010. 7% were established post 2010; 11% established before 1950.

It may be noted that there has been an over 5% surge in the representation of women in the 100 Best between last year and this year – The overall percentage representation of women in 2017-100 Best is 30.55%. It may be noted that there is a 11% surge in the representation of women at entry levels in 2017, from that of 2016. In 2017-100 Best, the women talent pipeline shrinks from 33.22% at nonmanagerial level to 19.88% at managerial level to 13.87% at senior manager level to 13.27% at the Corporate Executive Level.

2017 Working Mother & AVTAR Male Ally Legacy Award The 2017-100 Best strive to create gender inclusive work environments. In 88% of the 2017-100 Best there are senior male leaders championing the cause of gender inclusion. In recognition of this intent, this year Working Mother & AVTAR are instituting the very first edition of the Male Ally Legacy Award. The inaugural edition of the ‘Male Ally Legacy Award’, the first and the only one of its kind, will recognise three such senior male leaders who have mentored women professionals into leadership. From over 100 nominations we received for this award through the 360 registrations we received for the 2017 BCWI, an expert jury panel chose the winners after a very rigorous review process. The recipient of the Male Ally Legacy Award along with the two ‘Choice of Jury’ awardees will be publicly announced and felicitated at the Best of the Best Conference on November 16th, 2017 at ITC Grand Chola, Chennai.
Conclusion Through the instantiation of two successive editions of BCWI, the first few concerted steps towards ensuring gender inclusion in Corporate India, have been taken. The growth chart, the upward spiral is there for all to see – women’s representation in the 100 Best has gone up by 5 percentage points from 2016 to 2017. Apart from identifying, celebrating and showcasing best practices, BCWI through its future editions hopes to create data that can be progressively mined by organizations to benchmark their practices, improve their work cultures, introduce new programs and policies and increase the participation of Women in their workplaces! Not only that - as
we march towards Planet 50:50 by 2030, being one of the Working Mother & AVTAR 100 Best Companies for Women in India will continue to be a visible seal of approval of an organisation’s gender inclusive work culture.
