Education Executive Education is one of the four pillars of the Alberta School of Business. Managing Change:

A Recipe for Success Change is everywhere; within every corner of our lives. It seems like EVERYTHING is changing. Yet, with all of this change, organizations are fairly bad at making change happen. Some research suggests that more than 60% of all organizational change efforts fail. This intrigues me, so I devoted my life to examining and understanding the issue of change in an effort to improve both organizational and individual chances of successfully implementing organizational change. I bring first hand insights from leadership experience inside of a Fortune 100 company, university research centers at the top business and engineering schools in America and Canada, and consulting experience with numerous public and non-profit organizations.

My research leads me to believe that with all this focus on change, there is a lot of confusion about how to create successful change. I think that there are two fundamental problems that organizations make when creating and implementing change. The first is that change programs fail because the created plan lacks the comprehensiveness that is required. For example, while quality tools like TQM, or Balanced Scorecard are useful improvement tools, they aren’t enough to make change happen. The second is that change programs are often only connected to one part of the organization and NOT connected to the entire organization. To overcome these two challenges, I think organizations need to have a recipe for change.

When baking a cake, sugar is necessary, but so too are flour, eggs, milk and butter. Before you start baking a cake, you want to make sure you have all the ingredients. I suggest the same approach for your change journey. The five ingredients for successful change are: a vision (where do you want to go), great leadership (who will take you there), a technical plan (what tools will you use to implement change), a social plan for implementing the technical plan (how will you enroll others to go where you want them to go), and a burning platform (why leave where you are).

While I use the analogy of a recipe to understand organizational change, I don’t think you need to spend multiple years to become a change master. However, I do think that, much like baking a cake, just knowing the ingredients is never enough. Relatively quickly, I believe you can learn from the challenges others have encountered in trying to implement change programs and understand how the different ingredients of your change program need to be created and blended together.

I would say that each member of the Williams Engineering team shares a common belief in the importance of continuous and ongoing personal, professional and skill development. As a leader it is my responsibility to ensure our people have avenues to develop their talents and their careers. We place a high level of importance upon continuous learning and have built a number of internal and external programs to ensure our people stay ahead of industry trends. In looking to ensure all departments were developing for tomorrow’s economy, we recognized the advantages of working with a university partner to develop and deliver programming for our senior teams. This partnership approach allows our internal programs to be complemented by external perspectives and expertise. As we further identify and develop the core competencies required of leaders in our field, we also recognize the need for succession planning and

How is the culture of your organization integrated into the program?

LEADERSHIP DEVELOPMENT AT ALL LEVELS

It’s been said that leadership can’t be taught but it can be learned. Interesting concept… and not something I believe. Leadership in my opinion, can be taught, and if there is a flame within that reaches out to lead, then most definitely there are skills, tools and competencies that can be taught to the willing. In my experience leadership learning must be relevant, practical and contain a balance of experiential practice and theory to be successful. In my 20 years of leadership development and executive coaching I have found the following simple, yet powerful framework helpful in leadership development – you might think of it as a concentric set of circles (or a series of Russian dolls nested within each other):

1. Leading Self – the world of intrapersonal leadership and emotional intelligence 2. Leading Others – the domain of leading and coaching others 3. Leading within the Organization – the cultural norms and expectations which define leadership success I’ll expand briefly: Leading Self The world of intrapersonal understanding is the first step of leadership development – or as the wise man Aristotle said “knowing yourself is the beginning of all wisdom”. Much of the work in becoming a leader begins with people understanding where they start from in their inner world of beliefs, values, habits and perspectives. Since all leadership starts from within, the lack of self-knowledge will certainly impede someone

wanting to transcend the ranks. While many studies have been done on the secret formula for leaders, alas none are foolproof. Key elements I believe in are: personal presence, emotional selfawareness, empathy, the ability to build meaningful interpersonal relationships, healthy assertiveness, self-acceptance, authenticity, resilience and optimism. Certainly this is not a comprehensive list. Leading Teams Leaders lead people – period. Not everyone is cut out to lead; there are some leaders who are better advised to remain in the technical/independent contributor ranks (especially if their organizations are clever enough to recognize their value and compensate accordingly). Relational intelligence (vs. solely technical intelligence) is a key requirement of team leader success.

Today’s teams are diverse as they cross the generational divide (asking the “why, why, why” question), work to achieve employee engagement and manage talent, deal with healthy conflict, ensure product and service delivery, etc. It is critical that leaders understand and dedicate time to their role of balancing both the task and relationship needs of leading others, employing situational coaching and support. Leading Organizations If you don’t manage culture, it manages you. Frequently I’ve seen leaders flourish in one organization and in the next find themselves in survival mode in a culture that does not align with their values or previous success. Noted

author Marshall Goldsmith says it well – “what got you here, won’t get you there” – knowing the cultural expectations is paramount to leader success. Initiating cultural assessments to define culture, balancing external needs with internal realities, managing competing organizational commitments and political requirements are key to an organization and leaders’ success. Known for great service? For dynamic, innovative products? For bottom line efficiencies? As organizations hit the “reset button” in many industries it is important to be clear on their value proposition and to have leaders consistently reinforce this message through actions and deeds to bring meaning to their organizations. Leaders must walk the cultural talk.

So can leadership be taught? Coming Soon Corporate Social Responsibility – 3 Days Today’s realities dictate organizations do business in an environment where traditional sector lines are blurring and where businesses are being challenged to assume responsibilities that extend beyond meeting shareholders’ financial expectations. The application of Corporate Social Responsibility (CSR) topics within the business community reaches across industries, but is especially relevant to Alberta’s energy-driven economy. Succession Planning

Leaders today are being pushed to do more with less. They are looking to constantly innovate the way in which they do business to create a competitive advantage. In this session you will be exposed to design thinking from IDEO, the organization which created it, in order to learn how to become more innovative and how to create innovative teams. In the two days you will work on a project and work through the design thinking process, leading to innovative solutions.

Succession planning is integral in aligning corporate business strategies and human resource strategies. It can help address the talent gap within organizations and build a plan for successful transitions and strong leadership. Open Enrolment Cancellation Policy Cancellations received in writing or via email 21 calendar days or more prior to the commencement of a class will be fully refunded. Cancellations received less than 21 calendar days will be subject to a $150 cancellation fee. No refund will be issued to a no-show. Open Enrolment Certificate Completion Policy In order to receive a certificate, participants must complete the program within two offerings or be subject to a module fee for subsequent offerings. Protection of Privacy The personal information requested prior to and while attending Executive Education’s programs and courses is collected under the authority of Section 33 (c) of the Alberta Freedom of Information and Protection of Privacy Act and will be protected under Part 2 of that Act. It will be used for registering you in the programs/courses of your choice, providing correspondence and distribution of materials related to your studies, information about related programs and services and invitations to participate in program evaluation and research. The information will be disclosed to academic and administrative units of the University in accordance with approved policies and to contracted agencies of the University identified as partners in the delivery of the programs of your choice.
