MycolleagueVictoriaGradyandIhavecompiledover20 yearsofresearchinaforthcomingbookcalled Stuck: How to WIN at Work by Understanding LOSS (Routledge,March 2022). Thecentralfindingofourworkissimple,people don’tactivelyresistchange,insteadtheyhaveadeeply rootedbiologicalreactionthatinfluencechangeresponse. Thechangetakesawaysomethingthattheyexpectedbe thereand,asaresult,itdisruptstheirbehaviorinthe workplace. Atechnologicalchangecanyieldanxiety, reduceproductivity,andcanleadtowithdrawaloreven attritionbyemployees. Anditisallbiologicallydriven.
ThebrainisreactingtothelossofMEL. ThisisaMemory, Emotion,orLearnedbehaviorthatispartoftheteam
member’s“operatingsystem.” It’sanattachment. Weall havetricksandhabitsthatgetusthroughtheday. Maybeit ishowwerespondtoemails,howwecommunicatewith others,orevenjustlittlethingswedothroughouttheday likeafavoritechairorbeverage. Alltheseobjectsor behaviorsdevelopinourintuitivebrainandcomewith certainmemories,emotions,andlearningsthatcreatedthat attachment. Whenweareaskedtochangeoneofthem,the responsewehaveisabiologicallydrivenemotional responsetriggeredbytheattemptofsomeonetochangeour MEL.
Howdowehelppeoplethroughadigitaltransformation understandingthisbiologicalphenomenon? Therearefour concretesuggestionsthatanydigitaltransformationleader candotoreducethereactionandincreaseadoption:
1. SpeaktoLogicandEmotion–Weknowthatpeople createattachmentswithmemory,emotion,andlearning;but weoftentrytogetthemtochangewithlogic. Itjust doesn’twork.Changesneedtobepresentedasbothlogical forthebusinessANDhavesomeconnectiontothepositive emotionsoftheteammember. Ifamanagerknowsthat someoneontheteamstronglysupportsthemissionofthe companyandwantsthatmissionrealized,thentalkabout howthechangesupportsthemission. Ifthepersonfocuses moreonfamilyandhomelife,findwaystodescribehowthe changehelpsthemspendmoretimewiththeirfamily(e.g., efficiency).

3. DefinetheTransitionalSpace–Oftenintheshiftfrom thecurrentworktoafuturedigitalstate,thereisaninbetweenperiod. Thistransitionalspacecanbeleveragedto easepeopleintothetransformation. Whenourbrainis movingfromsomethingweknowandlovetosomething unknown,wehaveadesiretoplaywiththeideaandcreate newsolutions.Withstronginformation-sharingand constructiveguidelines,leaderscandevelopatransitional spacethatencouragesco-creationofthechange. Without clearinformation,theteammembersmayfillintheirown transitionalspacewithrumors,conjectures,andtheworstcasescenario.

Ascompaniesmovethroughtheuncertaintyofathirdyear withCOVID,wewillcontinuetoseedigital transformationsthatre-shapebusinessesandindustries. Eachdigitaltransformationhasexpensesandanexpected outcometoenhanceproductivityfortheorganization. However,withouttherightadoptionthatyieldseffective useofnewtechnology.Itisnotaboutthetechnology,but howpeopleinteractwithnewtechnologyinadigitalspace. Theonlywaytodrivetheeffectiveadoptionofdigital assetsacrossmanypeopleistohelpeachpersonchange–onebrainatatime.
