Dear Friends, We are delighted to bring you the 2012 edition of the NEXT 100 book that portrays India’s future CIOs. This publication is the culmination of the third annual program from IT NEXT magazine that aims to identify senior IT managers who have the skills, talent and spirit to become CIOs. The principal objective of the NEXT 100 program is help aspiring CIOs and senior IT managers become professionally successful. That’s one reason why the application process offers all aspirants a free diagnostic report on their personality traits and management styles. As in the past years, the NEXT 100 search process was initiated in June 2012, and reached thousands of IT professionals around the country. This year, more than 1,500 aspirants enrolled in the three stage application and selection process. The jury for the awards, comprising more than 50 CIOs from India’s top organizations, finalized the candidate short listing criteria, and interviewed the candidates. This edition of the NEXT 100 book features the people who made it to the final list, and celebrates their entry into the club of India’s future technology leaders. Our congratulations and best wishes to each one of them – we look forward to hearing about their continued success in the years to come. METHODOLOGY The process for identifying and selecting the NEXT100 award winners for 2012 got underway in June 2012 with a call for nominations. Through a series of mailers and print advertisements, IT managers were invited to apply for the awards. By the closing date, more than 1,570 aspirants had registered themselves for the exhaustive selection process. This year, the selection process for the NEXT100 award winners comprised three stages. In the first stage, applicants were asked to complete a self-nomination form that captured detailed personal and professional information. The second stage was the testing stage, where award aspirants took special leadership and managerial skills tests. The tests were administered by Central Test, which is headquartered in Paris, France. These comprehensive tests identify the work attributes, leadership and managerial styles of the applicants. Finally, in the third stage, shortlisted candidates were assessed by the CIO jury panel. Each candidate was independently interviewed by two top Indian CIOs. The scores obtained by each candidate in every stage of the selection process was input into a proprietary scoring model that assigns carefully calibrated weights to various factors. The weights for the paramerters were decided in consultation with the jury panel. The final list of award winners was created as an outcome of this scoring model. To ensure that the NEXT100 awards are completely fair and unbiased, no member of the editorial team was involved in the selection or elimination of the award winners, nor are editors and staff of the magazine a part of the jury panel. The NEXT100 awards program draws on the expertise and contributions of the CIO community. Fifty seven CIOs, from India’s leading companies, who collectively represent many hundreds of years experience in IT and management, were involved as advisors and interviewers this year. The jury panel deliberated and decided on the applicant scoring model, interview methodology, credential review process—and conducted interviews of shortlisted applicants.

PERSONALITY TEST & MANAGERIAL TEST As part of the selection process, all applicants were administered two tests—a personality test and a managerial style test. Both tests have been designed by Paris-based Central Test, a leading developer of standardized tests. According to the test designers, these tests conform to the standards of scientific validation set out by the International Test Commission, and the American Psychological Association. The personality test, CTPI-Pro, provides an assessment of work related personality traits that play a crucial role in performance. The workplace competencies are conceptualized as “clusters of knowledge, skills and attitudes that are predictive of superior performance in a given job”. The competency scores in the CTPI-Pro are not a ‘direct assessment’ of competencies but an ‘assessment of proximity’ of the test taker’s profile with the profile of those who have demonstrated a high level of that particular competency. The assumption behind this method is that people with similar profiles will be more likely to exhibit similar abilities. The scores on each competency also give an indication of the extent

to which the person is trainable on each competency. As the scores are derived from an assessment of proximity to an ideal profile, they give an indication of the extent to which the candidate is psychologically inclined towards high performance on each competency. The second test, the Management Style Test, assesses a candidate’s aptitude for leadership and identifies their managerial style. Based on seven primary management dimensions (Innovation, Global Vision, Conceptual, Reflective, Affiliation, Intervention and People-Oriented), the test compares the candidate’s profile to typical management roles, including those of Chief Executive, Motivator, Project Manager, Entrepreneur, Expert, Strategist and Executive Manager.

PERSONALITY PROFILE The graph given below captures the CTPI personality profile of the NEXT100 awardees. The test results are on a scale of 0.0 to 10.0, where 0 implies a low level and 10.0 implies a high level on the intended personality trait. While the awardees exhibited high scores on adaptability, assertiveness, achievement orientation, and emotional stability; they scored relatively less on individualism, diplomacy and sensitivity.

WORK COMPETENCIES An analysis of the workplace competencies of the NEXT100 awardees indicates that they scored high on factors such as business acumen, entrepreneurial risk, technology orientation and managing others, while scoring relatively lower on visioning, problem solving and work ethics. The test results are on a scale of 0% to 100% with 0% implying a low level and 100% implying a high level on the intended competency. There were no competencies on which the NEXT100 group exhibited significant differences when compared to the other qualified applicants.

The management style test results are based on a scale of 1-10 with 1 indicating a low level and 10 indicating a high level on the intended managerial style. The NEXT100 group scored high on the conceptual, innovation and reflective styles, while scoring low on intervention and affiliation. The other qualified applicants scored lower on the conceptual dimension.

The graph, based upon the results of the Management Style Inventory Test, exhibits the management profiles of the NEXT100 group. The test results are on a scale of 0.0 to 10.0, with 0.0 indicating a low level and 10.0 indicating a high level on the intended managerial profile. The profiles exhibited most often by the NEXT100 group are that of a strategist, motivator and project manager. The “chief executive” profile was exhibited the least.

INNOVATION HAS ALWAYS been in and out of fashion—popular in good times and put on the backburner during downturns. But as globalisation eliminates geographic boundaries and market barriers that once kept businesses from achieving their potential, an organisation’s ability to innovate and tap fresh value-creating ideas from various stakeholders beyond its own boundaries—is anything but a fad. In fact, innovation is becoming a core driver of growth, performance and valuation. Innovation will be at least one of the top three drivers of growth for companies in the next three to five years. A number of executives see innovation as the critical path for companies to drive change in today’s global business environment. Strategic thinkers are moving beyond single-minded focus on traditional products and service categories to drive innovation in business processes, value and supply chains, business models and management functions. Most executives today are generally disappointed in their ability to drive innovation: A majority of the executives are only “somewhat,” “a little,” or “not at all” confident about the decisions that they take to drive innovation.

Gap between Aspiration and Execution To start building an organisation

where innovation plays a central role is more frustrating than most executives ever imagine it to be. Simply trying to mimic or copy the approaches taken by more innovative organisations has proven to be ineffective time and again. To create a model of innovation which can scale and actually drive financial benefits for an organisation is even more difficult. There is no single well-defined method or process to seed and cultivate innovation. The structures and processes that many leaders reflexively use to encourage it are important, but not always sufficient. On the contrary, people and culture in an organisation are the most important drivers of innovation. A disciplined focus on three people management fundamentals can produce the building blocks for an organisation where innovation actually happens. A first step is to formally integrate innovation into the strategic management

agenda of leaders beyond any other process that an organisation has. This way, innovation can be not only encouraged but also managed, tracked, and measured as core to an organisation’s growth. Second, executives can make better use of existing organisational talent for innovation, without bringing major changes, by creating an environment that allows vibrant innovation networks or groups of people to emerge and flourish. Finally, take clear and well-defined steps to facilitate an innovation culture based on trust among employees. In such a culture, people understand that their ideas are valued, trust that it is safe to express ideas freely, and oversee risk collectively, together with their managers. Such an environment can be more effective than monetary incentives in sustaining innovation. In a live business environment with limited time and resources along with short-term performance

pressures that today’s business executive constantly faces, pursuing innovation with anything other than existing talent and resources often isn’t feasible. The three fundamental points above are basic starting points which can help create an environment which is conducive to innovation and enables executives to think free and contribute towards building an organisation that is driven by innovation and that drives innovation.

Leading Innovation from The Front While most executives claim innovation as an important driver of growth, very few actually lead and manage it. Most manage innovation on an ad hoc basis, when necessary. A few manage innovation as part of the senior leadership team’s agenda. So, if something which is a top priority is not a part of the company’s core processes and of the leadership’s strategic agenda, then chances of success are almost nil. As with any top-down initiative, the way leadership in an organisation behaves, always sends a strong signal to employees. Innovation is almost always associated with change and requires a lot of attention and resources and takes away efforts from achieving short-term performance goals. to encourage employees in order to win them over. In a really innovative organisation, the key drivers that promote innovation are strong leaders who encourage and protect it and top executives who spend their time actively managing and driving it. The top reasons for failure of building an innovative culture, on the other hand, is talking a lot about innovation and doing nothing, and executives who fail to encourage employees to take risks and express new ideas freely.

Build People Networks Where Communication Facilitates Innovation Every organisation has people who are passionate about innovation and others who feel uncomfortable about anything to do with change. Differences in individual creativity and intelligence are less important for innovation than networking and communication. For example, networked employees can push their innovations and ideas and make them catch on more quickly. Since new ideas seem to spur more new ideas, networks tend to generate a cycle of innovation! Effective networks and groups allow people with different kinds of knowledge and ways of tackling problems to share and develop newer and better ideas by exchanging more and more. By focussing

on getting the most from such people networks, leaders can capture more value from existing resources, without launching large-scale change management programmes. Creating and managing effective innovation networks is both an art and a science. A network is always unpredictable and, in the end, impossible to control. Focussing on the replacement of one or two ineffective members has less impact than establishing the environment for vibrant networks and taking advantage of the connections through which they flourish. Making networks more decentralised is another way to improve collaboration and performance.

An Environment of Trust Defining and creating the right kind of culture, however elusive, greatly increases the prospects for successful and sustained in-

novation in an organisation. You can broadly define the kind of attitude, values and environment that will promote innovation in any organisation. 1. Openness to new ideas and a willingness to experiment and take risks: In an innovative culture, employees know that their ideas are valued and believe that it is safe to express and act on those ideas and to learn from failure. Such an environment is built when managers involve employees more and more in decision-making process. 2. SETBACKS CAN HAPPEN at anytime, and they have a habit of not giving you any warning. But what matters more is what you do about them that produces a good result. In 2009, we (my climbing partners Grant Rawlinson and Mohamed Rozani) had planned to visit a remote glacier in the Central Tien Shan Mountains in Kyrgyzstan. The ‘Heavenly Mountains’ as they are known, stretch over a zone including parts of Kazakhstan and far western China. It’s the most northerly mountain range with many peaks over 7000-metres. After some years of research, the benefit of a couple of aerial reconnaissance missions on our 2000 and 2005 climbing expeditions, we identified a number of handsome pointy peaks in the 4,000 to 5,000 metre range that were still ‘virgin’ peaks. While up to 500 people may climb Everest each year, it’s amazing how little attention the hundreds of yet-tobe-climbed mountains of the world get. And that suited us fine. The mindset of a climber attempting these remote peaks however, needs to be different. These days, climbing the Everest is about maximising success through the employment of sherpas, fixed ropes, large numbers of bottled oxygen, weather reports via satellite phones, and all other means to help the average climber succeed. After all, very little documentation of climbs have ever been made

of peaks that well, haven’t been climbed before. Our Kyrgyz Army helicopter dropped us off at the 3,950m point of the Mushketova Glacier, made its way down the glacier and disappeared from view. So there you are, the only humans in a 100 sq kms, and a four-day walk to the nearest road should anything happen. And if you’ve forgotten something, there isn’t a 7-11 store around the corner. After some exploratory walks, we focussed on climbing a straightforward snowy peak. The weather was fine, the sky blue, and we puffed our way up a pretty ridge to top out in the late morning. We called the 4,468m peak ‘Kongsberg Peak’ after one of our premier expedition supporters, and returned to our humble tents below on the glacier. A peak that had merely an ‘X’ marked on the map now had a name. A real teachable moment happened a couple of days later when we awoke to attempt an ascent of the peak adjacent to Kongsberg Peak. It snowed all night, and at 3.30 am when we began to prepare for the ascent, it hadn’t stopped. This was not lethal

weather, but just unpleasant and difficult. Rozani announced from the confines of his other tent that he wouldn’t be venturing out that day. And so I sat there, rocking back and forth blowing some warmth into my fingers. For a few moments, selfdoubt and pessimism set in. That is, until Grant looked to me and said, with a hint of sarcasm, “Dave, mountains aren’t climbed while sitting inside a tent”. I turned to him and said, “You’re right. Let’s just go and see what happens”. And so we did, picking our way in darkness across the glacier, with the glow of our head torches; checking in with each other every hour or so. This nonstop team communication carried on as dawn broke. Then at 7 am, something happened— the sun came out, and the clouds broke apart. Within a short space of time, we were bathed in the warmth of a fantastic sunrise. Soon we climbed, unroped up a rocky ridge, and made it to the summit in brilliant weather. We named the 4,447m peak Resilience Peak for obvious reasons, and returned to camp, elated that we had taken such a risk that morning. But

more importantly, we had chosen to take our chances (versus being pessimistic), communicating as a team, and pulled off the second virgin peak ascent of the expedition. Later in discussions, we realised that mindsets on mountains mirror situations in life. How are you communicating in times of challenge? It’s about building trust by transparently communicating fears, opportunities, risks and progress. At a critical point in the morning, Grant had supported the idea of moving ahead, and assessing the situation as the elements of the climb revealed themselves. By just taking that chance to go, instead of bemoaning our bad luck with the weather, we positioned ourselves to reach the top when it mattered. On our return, we explored the mindsets of success with Rozani, and several days later, as a united team of three, tackled our hardest climb yet on that trip, and summited the 5,000m Majulah Peak, the highest virgin peak yet climbed by South East Asian mountaineers. I don’t think this was by chance. You get more successful on purpose, not by accident. But most importantly, when it comes to seizing opportunities in the face of uncertainty, you won’t find success by sitting inside your tent. n

WALTER LIPPMANN, THE Pulitzer Prize-winning American publicist and political commentator who coined the term ‘Cold War’ once said, “When all think alike, no one is thinking.” Nearly four decades after his death, we continue to see the ill-effects of ‘structured’ thinking, most so in the world of business where creativity and innovation are critical to success. Over the years, honchos of small, medium and large businesses have confided in me about feeling rudderless in their corporate journey. “My business is not going anywhere in particular,” is a refrain I’ve heard several times in interactions with CEOs and other decision-makers across the country. At a recent conference, for example, the CEO of a midsized company sidled up to me during a coffee break and asked if we could discuss a problem he was facing. He began by telling me that though his business was booming across traditional product lines, he knew his company was unable to cash in on all the opportunities available. He gave his diagnosis of where the problem began—in team meetings his managers were high on enthusiasm when it came to implementing ideas, especially if they came from him. “But they rarely contribute ideas of their own and seldom contradict my words during team discussions,” he added. He had a talented and experienced

team at work, he said. So, he was finding it difficult to understand this palpable lack of creativity and innovation within his teams. I curbed my instinct to dish out advice, and instead asked my friend if he had heard the story of the ‘Naked Emperor’. As the story goes, there was once an emperor who was known to be deeply narcissistic, and cared only about showing off and indulging in his preference for expensive clothes. Two conmen who visited the kingdom, heard of the king’s penchant and decided to exploit his weakness. They went to the palace and offered to stitch the king the finest outfit in the world. They told him they used a cloth so special that only a few people with a very high intellect and refined taste could see it. Not confident about his own ability to judge this fabric, the king decided to try out the new outfit in the presence of his trusted lieutenants. The costume was nothing at all—the conmen had convinced the king that an invisible outfit was a special one. So, the king was basically in the buff. The king’s trusted lieutenants were

shocked to see their master naked, but were scared to admit it. They not only praised the king’s costume, but also invited other courtiers to take a glimpse of the amazing cloth that was invisible to those who did not deserve to see it. Soon, the entire kingdom turned out to witness a grand procession where the emperor would showcase his new dress. The crowd praised the magnificent clothes of the emperor, each more afraid than the other to admit that they weren’t ‘good enough’ to see the dress material. At this juncture, a small child, who did not understand shame or fear, shouted out naively, “The king isn’t wearing anything.” The crowd caught on, and people started discussing the king’s nude procession, first in hushed tones that got louder as the truth dawned on more people. Undeterred, the emperor continued his procession with his head held high but without a shred of clothing on his body. After patiently hearing the story, my CEO friend asked whether I thought he was behaving like this emperor. Well, maybe not. It would be more appropriate to say that the company’s core philosophy was

to implement one person’s desire, while putting the lid on new ideas and innovation. Individual opinion never came out during discussions, and nobody thought it fit to critique the leader’s opinions and ideas. In all fairness, I believe that my CEO friend had sensed this situation but was unable to pinpoint where the fault was. It lay in his style of leadership. Most first-generation entrepreneurs face similar situations in their journeys, especially those that have built their business from scratch. During this period, they transfer the core values and ethics to the business, and often unconsciously, handpick a management team that mirrors these beliefs and values. The team, on its part, slides into a comfort zone—which is a major constraint to creative thinking. The fact that the leader has advisors around him with a world view vastly different from each others’ and from himself, provides a clear insight into the captain’s confidence as a leader. A weak leader always surrounds himself with people who are loath to express their opinions. Any organisation that fosters such behaviour ends up stifling creativity and innovation. Team meetings and discussion forums become genuine platforms for sharing ideas. n
