UN Education Targets Missed
The United Nations’ target of universal access to education by 2030 is off-target in the African region, according to the 2019 E-learning Africa Report. The study cites: “…56% of respondents do not believe that African countries are doing enough to ensure that, by 2030, all girls and boys will complete free primary and secondary education. However, the percentage of those believing that not enough has been done to improve access to higher education and vocational training or further education is as high as 65%.” There is some optimism. Top 10 Strategic Technology Trends for 2020 Gartner, Inc., outlined the “Top 10 Strategic Technology Trends for 2020.” The organization defines a strategic technology trend as one with substantial disruptive potential that is beginning to break out of an emerging state into broader impact and use, or which is rapidly growing with a high degree of volatility reaching tipping points over the next five years. The Military created an algorithm that can “predict infection 48 hours before clinical suspicion,” with better than 85% accuracy. DTRA partnered with the Defense Innovation Unit to leverage the latter’s other transaction authority — a special procurement method outside of the Federal Acquisition Regulations — to develop the algorithm hand-in-hand with health IT company Royal Philips. Using its own globally-collected data sets, Philips was able to develop a unique algorithm for the Defense Department. DOMINO’S DELIVERS LEARNING CONTENT FAST, HOT AND EASY Throughout the United States and around the globe, Domino’s has become a household name among pizza lovers. To help sustain its remarkable success, the company chose to upgrade its employee and franchisee staff learning and development capabilities. Thus, Domino’s implemented Adobe Captivate Prime to help instructors deliver course materials, administer tests and assignments, and track learner progress using blended learning experiences. According to the company, Captivate Prime makes e-learning delivery faster, easier and more reliable — especially across a large, geographically diverse organization. In 2017, Domino’s international e-learning team began encouraging franchisees, which own more than 97% of Domino’s 15,000 restaurants in 85 countries, to explore the benefits of moving to a learning management system (LMS). “Domino’s franchisees love the idea of how an LMS, like Adobe Captivate Prime, can support personalized learning to any device,” says Chris Taylor, director, international training & standards, Domino’s, Inc. “Because we use Adobe Captivate Prime for corporate training, it’s the solution we recommend worldwide.” The company also uses features, such as gamification and leaderboards, to engage learners. A.I.-BASED LEARNING FEATURES The newly introduced A.I.-powered social learning capabilities in Adobe Captivate Prime allows learners to share their expertise with peers in the form of web-based or user-generated content posted on discussion boards that are tied to skills. Learners can source content via a web URL or create it right from within the app, such as videos, audio clips and screenshots. Groups of users interested in similar skills can follow these topics to learn and even contribute to the topic, or ask questions, and follow others — much like a consumer social media platform. This empowers learners to learn from their peers or experts in moments versus days. This “Need It Now” utility is vital to modern learners who thrive on selfdirected learning. Adobe Sensei is the underlying machine learning algorithm that powers the automated content curation capability in Captivate Prime. The system automatically keeps a check on the quality of learner content that’s brought in by approving only those that meet a specific quality score. This is achieved by intelligent scans on the content based on A.I. and Machine Learning (ML) algorithms that are powered by Adobe Sensei. Of course, the L&D leaders have the flexibility to turn it off and manually moderate if they wish. The social learning homepage in Captivate Prime provides a social feed for the participants, featuring personalized and relevant content. Learners can directly post content to the system, while browsing the web using the browser applet. The robust search algorithm in Captivate Prime populates relevant results from both social learning posts and formal
learning courses based on the learner’s search query. Participants can choose to learn informally or enroll themselves in the formal course.
AN ENGAGING LEARNING EXPERIENCE The top challenge for organizations is continuously filling the skills gap or reskilling current team members. With Captivate Prime, learning leaders can align skills to business objectives and assign skill-based learning plans to employee cohorts. Captivate Prime also supports certification, note taking, gamification and badges to drive engagement and positive reinforcement. It’s easy to set up a learning structure in Captivate Prime. Training managers and their teams can reuse modules across courses to create structured learning paths, as well as combine virtual or live classrooms and e-learning courses to deliver learning programs, including certifications. REVVING UP ONLINE LEARNING FOR EDMUNDS’ MOBILE SALES TEAM Today’s internet-savvy consumers are more likely than ever to do in-depth research online before making a big-ticket item purchase, especially when it comes to investing in a vehicle. Fastforward to the digital age, and Edmunds.com has become the go-to site for car research. Edmunds aims to make the whole carshopping experience a breeze for consumers. The first line of contact for car dealerships is the sales team. Edmunds sales reps must provide expertise in automobile trends, fast and efficient communications, and high levels of knowledge about such tools to help dealers market their stock effectively. With more than 160 Edmunds sales representatives located throughout the country, who spend most of their time on the road driving between dealerships, traditional training is a challenge. Another issue is the cost, as it’s expensive to fly everyone to Edmunds’ Santa Monica, California, headquarters for regular in-person training sessions. For years, the company used a learning management system (LMS) to power its online distance learning courses, but creating new learning content took time and training. Edmunds decided to move in a different direction with a next-generation LMS that would enable Edmunds to disseminate more content with greater speed. In addition, the company needed an LMS that was user-friendly for learners, administrators and designers. It also needed to support video content and mobile devices for the company’s busy, on-the-go sales reps. Enter Adobe Captivate Prime. According to Lance Wilcox, curriculum manager, sale effectiveness at Edmunds, “Adobe Captivate Prime had all the features that we needed, but ultimately what made the decision was our respect for the Adobe brand.” With Captivate Prime, Wilcox can easily create new course content for sales staff. In-house training videos use video capture and voiceovers to teach sales reps how to use internal platforms and tools that will boost their productivity. Also, in best practice videos, Edmunds interviews successful sales reps about their tips and techniques. The company currently has more than four hours of its own content available and thousands of hours of learning from outside learning resources. What’s more, using the fluidic player, learners can view course content on any device, from a laptop to smartphone, without needing any extra downloads or plug-ins. The company will soon roll out the mobile app to boost mobile adoption rates even further. Edmunds plans to expand use of Captivate Prime as an LMS for all types of training and skills.

SALES ENABLEMENT FEATURES Captivate Prime has effective features to support sales enablement. Training can be delivered at the point of need, across devices for sales and customer-facing teams to maximize productivity. Trainers can deliver learning in-context, including within saleforce.com (SFDC) or any other web page by taking advantage of the embeddable fluidic player, making Captivate Prime a “headless LMS.” An organization’s sales representatives can get a full view of their personal learning dashboard and receive notifications about upcoming learning tasks within SFDC. THE CHALLENGES During the early stages of developing its
Learning Exchange platform, New York Life quickly learned to consider this a change management project. In any large organization, it’s important to align the stakeholders involved by having a say in the approach, design, curation rules, etc., for the final product to be a success. New York Life set up a Learning Exchange Governance committee early on that met on a monthly basis. In fact, the group still meets quarterly to discuss and develop approaches that will work for stakeholders across the company. THE IMPLEMENTATION After 18 months of pilot testing, New York Life launched its solution in 2018, to deliver the strategy the company had crafted. However, when it came time to actually unveil its learning platform, the company deliberately took a slow, staged approach to rollout. Rather than a company-wide “big bang,” New York Life deployed the Learning Exchange platform via departmental rollouts and local communications. This approach proved exactly right. After all, it was important that this be treated as a change management activity, rather than just a program launch. These Pathways can comprise a combination of internal New York Life training, New York Life reference material articles, videos, external courses, etc. Business units can tailor existing Pathways to their respective needs, or develop new ones as needed through the applicable Academy. LEx uses Degreed’s machine learning capability to customize and delivery a “learning feed.” An additional business strategy the Learning Exchange model needed to address was the continual and rapid pace of
change in technology skills underpinning all the company’s business changes and the extent to which the team can keep technologists’ skills as current as possible. The “Flex-Ed” program was designed in 2017, and fully implemented in 2018, to specifically help technology employees learn what they need, when they need to learn it, using just-in-time learning assets. The initiative was also designed to empower technology employees and to help them feel that the company is investing in their professional growth and development. Through “Flex-Ed,” all technology employees were given a pre-loaded debit card with a $2,500 “Learning Stipend” that they
could use to purchase fee-based learning and development resources and experiences through New York Life’s LEx platform. Technology employees who utilized the stipend reported feeling highly empowered by the opportunity to make their own decisions about development and learning. Most importantly, as a measure of success of this Flex-Ed model, 97% of the stipend spend was directed towards growing new skills, rather than remediation of legacy skills. To ensure priorities continued to be met, even as skills needs evolved, New York Life formed a “skills advisory board” to provide guidance on what skills would be most needed and to bring new technology skills into discussion. In a study published by Gartner CEB in 2018, New York Life’s Technology Skills Advisory Board model was cited as a best-practice approach to dealing with the challenge of rapidly evolving workplace skills. ROLLOUT, REACTION AND ADOPTION When New York Life launched LEx across the entire company, it had a well-structured communication and support strategy in place. This included communication from business leaders on the importance of learning and development, and how LEx supports rich career development conversations. It also featured Open House sessions, where employees could drop in and meet with learning experts from across various businesses, have a 1-1 demo of the LEx platform, build their own personal skills profile and even download the mobile app to their phone. In addition, a “landing page” on the company’s social media platform provides FAQs and additional support. Lastly, LEx offered an e-learning course, “Getting Started with Learning Exchange,” which provides step-by-step guidance for the best use of New York Life’s new digital learning platform. After 36 months of testing and implementation, New York Life’s carefully planned and executed solution to enabling a rich digital learning platform represents not only the first in its industry, but it’s also what has set the company apart as a Learning! 100 company. — Michael Molinaro is Chief Learning Officer at New York Life.

Over the years, Vi has continued to refine and enhance the learning and development programs it offers. Whether it’s investing in its Management Development Program or Emerging Leaders Program for new and aspiring managers, the company knows that strong leadership contributes to a collaborative, high-performing and engaging work environment for its colleagues. LEARNING PROGRAM EFFECTIVENESS Vi has many learning programs that drive significant business and learner
impact; however, the company’s oneyear Breakthrough Leadership Program (BLP) continues to be the best example of a key performance metric that Vi uses to measure the impact of its learning strategy. Development and retention of top talent remains a key performance indicator that is measured and reported across the organization monthly, as well as to the company’s board quarterly. Vi remains committed to making significant improvements to program metrics cohort after cohort. What’s more, it has directly linked employee retention to other company
key performance indicators, including quality care, resident service, productivity, financial metrics and employee engagement. Employee development contributes to high levels of employee retention, engagement and performance, as measured through Vi’s employee survey. Completing its third annual cohort in 2018, Vi continues to leverage levels three and four evaluation data completed by its third-party partner, DePaul University, to drive higher level of learner and business outcomes each year. For instance, in 2018, leveraging its second cohort data, the team structured more participant leader learning activities to initiate immediate business application and reinforce learning. Additionally, supporting research that correlates peer involvement in learning programs to learner success, the team further expanded the use of former BLP participants to lead portions of classroom, virtual learning and study groups. To reinforce supervisor support, Vi created a participant/ leader commitment document, outlining learner/manager roles and responsibilities. In addition, to ensure there was explicit leader support of the significant learner commitment time, the team formalized a program for learners to work from home to complete specific learning assignments. The significant results will be covered later. BLP has

been constructed to include four major training events: 1) classroom training with Vi executives, and in partnership with DePaul University, focused on leader fundamentals; 2) Talent Smart emotional intelligence assessment and training; 3) Harvard Business Publishing series of cohort-based selfdirected online learning models; and 4) Talent Smart multi-source feedback emotional intelligence pre-post assessment. Following are the major learning outcomes, including affective (attitudes and motivation), cognitive (knowledge acquisition and retention) and behavioral (skills and performance) from multiple sources — including objective tests, supervisor ratings and participant self-report. To provide some context, the following represent learning goals in Table #1 on page 42. BLP DESIGN ELEMENTS Four elements comprise the BLP: Preparation & Foundation, Classroom, Virtual and Post-Class, which enabled the team to assess employee engagement and content recall. >> Preparation & Foundation – The objective is to establish participant commitment and expectations, and manager commitment and expectations. This also encompasses pre-class reading assignments, participant assessments, as well as manager assessment of participants. >> Classroom – This includes one-week classroom learning taught by Vi senior executives and DePaul University faculty. It also establishes study groups and virtual learning sessions. Lastly, it enables post-class assessment. >> Virtual – The purpose is to build and sustain knowledge acquired, leverage a six-month virtual learning platform with virtual learning instructor-led training, study group, online learning and blogs. >> Post-Class – The goal is to acknowledge, recognize and celebrate program participant success; engage participants in supporting future learning programs; examine participant assessments; manage the assessment of participants and share program results.
PROGRAM EVALUATION The Vi team knows that effective assessment draws heavily from the existing evidence on the science of training and development. Research, among other factors, shows that several key factors improve the likelihood that learners will ultimately transfer their acquired knowledge and skills to their work roles: Learner readiness. Learners must possess a unique blend of confidence, motivation and perceived value. These learner characteristics are quite malleable and can be influenced through pre-training interventions, such as clear communication regarding the objectives of the training and why they were selected to participate, as well as demonstrating a clear need or “gap” in their current capabilities compared against expectations for future capabilities. Learner work environment. Learners are more likely to transfer their newly acquired capabilities to their own work environment when the environment is conducive to transfer. Training design. The design of the training can significantly improve the likelihood of capability transfer. Most importantly, transfer increases as learners see a clear alignment between the learning content and their work-related needs. Methodology - Critical components of Vi’s assessment included: Using multiple methods and sources of data (i.e., from sources, including, but not limited to, participants and supervisors); and to focus on outcomes known to be empirically associated with increased learning readiness, training motivation/performance, transfer of training and job performance.

When it came to the strategic goal of retention, first and foremost — out of the three one-year cohorts Vi has delivered — nearly 93% of high-potential participants have been retained and have been retained with more than onethird of participants promoted. Harvard Business Publishing also noted that Vi’s Breakthrough Leadership cohorts are in their top 1% of their client learners with respect to program completion. The following represents additional findings: The goal of any training and development effort is to spur growth in learners in terms of motivating personal
change and equipping participants with the knowledge, skills and behaviors that are linked to effective on-the-job performance. Knowledge Acquisition and Retention (Cognitive Outcomes). Knowledge was assessed via eight multiple-choice and situational-judgment items that broadly cover major concepts taught across the program. A participant’s score on the knowledge assessment represents the number correct out of the total. Overall, the observed level of knowledge acquisition represents a large effect. It is important to note that the overall levels of knowledge acquisition were sustained over a yearlong period. Substantial research suggests that knowledge is likely to severely decline — by 92% on average after one year — following training (Arthur et al., 1998).

A.I.-based Learning Market Watch BY SAM S. ADKINS In Metaari’s seminal market research report, called The 2019-2024 Global A.I.-based Learning Market, published in March 2019, we forecasted that the revenues for this new type of learning technology will reach well-beyond $3.8 billion by 2024. Within the report, we identified eight major catalysts driving the rapid adoption of A.I.-based Learning across the globe. Perhaps the most significant catalyst is the penultimate achievement of true preconized
learning. A.I.-based Learning has proven to be quite effective at one-to-one personalized instruction and is tremendously scalable — as scalability serves as a vital attribute to A.I.-based Learning. In addition, A.I.based Learning platforms can provide individualized tutoring to thousands of users simultaneously. EASIER ACCESS TO A.I.-BASED LEARNING The spike in private investment going to A.I.-based Learning companies is one of the eight
catalysts identified in the report. “The massive amounts of investments being made to A.I.-based Learning is clear evidence of the booming market. SUPPLY AND DEMAND Another major trend driving the demand for A.I.-based Learning is the near insatiable consumer demand for A.I.s that are designed to teach kids to code. They are one of the most popular instructional products on the market and are often called smart toys. In the report, we identify Conversational A.I., a major type of Natural Language Processing (NLP), as the core foundation of all A.I.-based Learning. What Is Adult Learning Theory and Why Is It Important? BY KATHY IRISH We often take for granted that people know how to learn. After all, we all had to learn while in school, right? But, that can be a dangerous attitude to take when it comes to corporate training initiatives, especially since adults don’t learn the same way kids do. That’s where Adult Learning Theory comes into play. Knowing how adults tend to learn, you can tailor corporate training programs to take advantage of qualities adult learners have, like an eagerness to learn relevant material, the need to connect with experience and motivation to grow. A lot of corporate training is based loosely on models of education found in schools, but an adult’s motivation for learning is much different than a child’s. When adults choose to learn something, it is because they see value in those things. It is our interests and ambitions that drive learning, not the need for a good grade to pass a class. In corporate learning, that difference is sometimes forgotten. When that happens, training is based on a school model, where people are grouped together and required to learn content. That model doesn’t always work, considering most working adults haven’t been in school for a while. So how do we make training something that adults WANT to do, and
how do we make it effective? Those very questions — how to make training something that adults want to do, and how to make it effective — are what drive the field of research, known as Adult Learning Theory. ADULT LEARNING THEORIES If we are using labels honestly, there are several different adult learning theories in the research literature. Some include: Transformative learning. True learning experiences should somehow change the individual. In practice, it recommends starting with learning experiences that appeal to your specific audience, and
then moving on to activities that challenge assumptions and explore other points of view. Self-directed learning. This approach acknowledges that the majority of the learning adults do is outside the context of formal training, and so, the emphasis is on augmenting those informal learning experiences. This can be through providing content, helping individuals plan their learning or evaluating learning experiences after the fact. Experiential learning. Experiential learning makes the case that the essence of adult learning is making sense of experiences. Adults learn best when they learn by doing, like
role playing, simulations and so on. Andragogy. This theory combines many of the insights from the above theories. This approach starts by recognizing the differences between adults and children and designs learning experiences from there. There are many variations on these too, and there isn’t one “correct” learning theory. Each provides insight into the ways in which adults learn. Not all adults learn in the same way, and it is important to find approaches that blend several theories so that they can work for the majority. — Kathy Irish is VP of Operations at ej4.

unprecedented. In the past decade, we’ve witnessed how technology has fundamentally changed job roles — automating or eliminating some positions, and creating new ones.

We’re experiencing an unpredictable job market with unemployment being at a historic low, yet companies
are still reporting high turnover and skills gaps across industry and function. Culture is certainly not the only factor playing into these increased employee turnover rates, but it is a large contributor. Unfortunately, this has a very real impact on an organization’s bottom line. While workplace priorities change, the workforce, and the demographics thereof, are rapidly changing as well. As a generation, baby boomers sought stable work environments and typically devoted their career to a single company; while millennials have less tolerance for the status quo and no fear going from job to job until they land somewhere that satisfies their expectations. One of the reasons that millennials can demand pay raises after changing jobs is that simply finding someone to hire is a growing challenge. A brand new study from BizLibrary also showed that regardless of industry, a skills gap was likely to be very large. The study, which surveyed more than 400 companies, found that 42% of employees in all organizations don’t have the communication skills they need to be fully productive and successful in their roles, meaning that nearly half the workforce is limited by their soft skills. I want to emphasize that reskilling and upskilling your existing workforce is more important than it ever has been before. Building a skills program doesn’t have to be difficult. As you plan your learning strategy, think about what skills and jobs within your organization are most likely to be affected by the skills gap, automation, succession or technology in general. Could current employees fill these roles with additional training? Next, ask how long it will take before you are forced into change. Map out current skills and progressive skills that will be needed to maintain or grow these roles. What skills can you teach? And, when do you need to think outside your workforce? Once you’ve laid out the foundation for your skills program, focus on the content. I encourage you to seek an online learning partner to support you in this process. Statistics, data and trends analysis all point to the fact that the role of learning and development as a key business strategy is expanding and becoming more important than ever. — Brianna O’Hara is Content Manager at BizLibrary.
