Celebrating 10 years of Best Places to Work in Kentucky:
The Diagram for Success Ten years ago the Best Places to Work in Kentucky program launched with 35 winners in two size categories. Fast forward to 2014 where we celebrate 90 winners, representing the best of Kentucky in three size categories. Out of those original 35 winning companies, six have made the list every year, and in total we have celebrated over 200 unique companies as a best place to work. These companies are one of the reasons why Kentucky continues to be a great place to live and work, and they represent two of our most valuable resources—a quality workforce and world-class businesses. But there is always room for improvement, and we believe strengthening these assets will ensure the success of the Commonwealth’s future. Program: conceived in 2004 to celebrate Kentucky’s elite employers who have successfully created work environments that staff enjoy and thrive in.
G oal: to raise the bar among employers, creating excellence and employee satisfaction in the workplace, thereby attracting talented people for years to come.
Part One: Employer Survey (25% of each company’s score) consists of an employer questionnaire used to collect information about each company’s benefits, policies, practices and other general information.

Part Three: In-depth Analysis Combined employer/employee data allows the experts at Best Companies Group to conduct an in-depth analysis of the strengths and challenges that exist in each company.
Eligibility: open to all publicly or privately held organizations, either for-profit or not-for-profit. Companies must have at least 15 employees working in Kentucky to be eligible.
Part Two: Employee Survey (75% of each company’s score) involves a confidential 78 question employee survey which is used to evaluate the employee workplace experience and company culture.
Part Four: Making the List BCG’s experts determine which organizations meet the criteria necessary to make the list, and these employers are then compared to one another and ranked within their prospective company-size categories (small, medium or large).
Part Five: Best Companies Group Employee Feedback Report Participating companies receive a four-part Employee Feedback Report summarizing the data collected through the employee survey process. In addition, the report includes employee survey comments and Kentucky benchmarking data from the winners and non-winners. This report will help each company better understand its workforce and equip it with the information to make improvements.

Best Places to Work and The Drivers of Employee Engagement by Peter B. Burke | President & Co-Founder | Best Companies Group
In most conversations, when people use the word “drivers,” they are usually referring to people who operate cars. In technology circles, drivers are those mysterious software downloads needed to make external devices work. In my world of workplace research, “drivers” have a completely different meaning. My firm, Best Companies Group (BCG), is in the business of measuring employee engagement and satisfaction. We then use this information to decide who makes our “Best Places to Work” lists. Throughout the process of determining the “Best Places to Work in Kentucky,” we surveyed just over 20,000 employees across the Commonwealth to discover what they thought about their employer. Those with the highest engagement levels made this list. Additionally, we studied the “drivers” of employee engagement. “Drivers” are those specific characteristics of a workplace culture that have the biggest impact on how emotionally connected employees are to their employer. High employee engagement is not a plan — it’s a result. It’s a result of how the company is managed and how the employees are treated. Many believe that adding benefits and hoping for the
best will do the trick. Most likely it will not, and it will be expensive. Many people in leadership say they are committed to making the necessary changes to begin improving the employee experience, but don’t really believe in what they are doing. Those attempts will fail as well. You have to believe in what you’re trying to accomplish. Through the employee survey process used to determine the “Best Places to Work in Kentucky,” we collected a large amount of data. From that data we can point to the top 10 “drivers” that contribute to converting employees to committed and connected associates. The survey results are broken down into eight “Core Focus Areas” used to evaluate each organization. You can see the complete survey with all of the questions at www.BestPlacesToWorkKY.com. These first seven “Core Focus Areas” are designed to gain specific information about employees’ experiences and satisfaction levels. The eighth “Core Focus Area” measures “Overall Employee Engagement.”

Just like knowing the details of the products you are selling is important, knowing the drivers of engagement is the first step. And like a potential client, you need to find out what your employees are thinking and feeling. What drives your associates? How do you find out? Simply ask them. Those conversations will go a long way in building the connectedness you want within your team.

When Kentucky employees completed the survey for the Best Places to Work in Kentucky program, the overwhelming response in regards to the questions on leadership was that leaders who cared about their employees’ well being had a unique advantage — the employees were more engaged. This begs the question: how do you create leaders who not only care about their employees, but are able to express it in a manner employees can relate to? Research shows that charismatic leadership is primarily about two things: building rapport with your team members and communicating a compelling vision. Like a heat-seeking missile, honing in on a team member’s passion, connecting with it whenever appropriate, and linking that energy to your projects will bring you one step closer to becoming a high-performing leader. This idea comes from Joel DiGirolamo, author of Leading Team Alpha and president of Turbocharged Leadership out of Lexington, Kentucky. DiGirolamo also believes
“ passion is about drive and motivation — an internal energy that pulls you forward and connects you deeply with your interest.” Finding and engaging with this passion in your team members will show them you genuinely care and will help build a deep connection to you and to their work. An individual’s passion does not necessarily have to be something that is related to their work to provide workplace motivation. DiGirolamo shares the story of a team member who once had an encyclopedic brain for music. When given the name of a song, he could tell you who performed it, how many weeks it was on the top 100 and its highest peak on the charts. Although this information didn’t correlate directly to his job, when his skill was woven into team meetings, he would feel recognized and respected and, therefore, be engaged in the meeting.
Another Kentucky-based company has found great success in the area of leadership. Amanda Huddleston, Vice President of People Plus, shares one of her company’s goals:
“ We want everyone who has worked with us to be better for having done so.” Huddleston goes on to explain that this includes their assigned employees, clients and, most importantly, their staff. They understand that it is easy to become so driven by numbers that those in management can forget there are real people behind those numbers — people with families, personal stress, health scares, new love, new babies, and so on. If you do not truly care about your employees’ life and well-being, why should they care about your company? Because they are a family-owned and operated business, People Plus works hard to help their employees know they are part of that family through intentionally getting to know them, finding their strengths and helping them develop professionally and personally. Huddleston believes if employees are a good fit for their company and are succeeding in their personal life, they will succeed professionally, which ultimately benefits the company.
Leading effectively means that instead of asking what you can do for me, I ask what can I do for you to make you a better employee, spouse, parent, daughter, son, friend. Employees will then begin to connect at a deeper level that causes them to focus their energies and passions back toward the company.

Every company wants engaged employees, and every employee wants (and deserves) to be paid fairly. But the connection between engagement and pay is complex and often misunderstood. Pay is a “basic” element of engagement and, as such, once the standard pay is met, increasing it will generate very little additional benefit. This is why some employees will say pay is less important than other aspects of their job. They feel they are already being paid fairly, and are therefore free to focus on other aspects of the job. Think of it this way: if your people like their
job and work hard at it, paying them another $1/hour won’t cause them to work harder or enjoy their job more. On the other hand, employees who believe they are not being paid fairly feel trapped. In this case, even normal aspects of the job are perceived negatively, and this will cause a decrease in engagement. This typically leads to high turnover and difficulty recruiting.
The bottom line is this: if you want engaged employees, they must feel they are being paid fairly. But once this is achieved, additional engagement must come from other areas.

We asked Leslie Yerkes, the author of Fun Works: Creating Places Where People Love to Work and 301 Ways to Have Fun at Work, to tell us what she’s learned about fun workplaces. This is what she had to say: You and I spend more time at work than we do at any other single activity. Often, our coworkers see more of us during the week than do our families. Many business owners, key executives, and professionals may not even see their young children outside of weekends or looking in on them while they are sleeping. Yet for all the time we spend in the work environment, our work experience is often not very fun. Our life, it seems, suffers from a lack of integration of fun and work. While researching this topic, it became clear that this thing
called “fun” is not merely a set of activities applied to the work situation, but rather a way of being. I also discovered that fun, when it was most effective, was not input but rather output. Fun does not create a good work place so much as a good work place creates fun. Creating places where people love to work is about creating a culture where individuals can freely bring the best of themselves to work each day. It is that culture of engagement that creates an environment of fun at work; we call it the Principles of Fun/Work Fusion.

We have been able to make Citizens Bank & Trust Co. of Jackson a fun place to work in many ways. One of these ways is to identify individuals who have vivid imaginations and creative minds. We are then able to tap into this unique creativity by appointing these people as our “party planners.” These individuals work hard to come up with fun ideas. Some of our early morning escapades are Easter egg hunts with prizes, Christmas parties with competitive games, and
Halloween parties with costume contests. We encourage full participation by all employees. One of the ways we accomplish this is by raising money from the employees in creative ways to fund these events. We then use this money to buy gifts. We also funnel some of these activities into raising money for various charities. Everyone enjoys being a part of these events because we’re a very tight-knit group and enjoy each other’s company.
We feel very confident that happy employees make good employees, and we strive to achieve this by making our bank a fun place to work!

More Than a Number Employees want to know they matter. This is complicated, however, because each employee and how they relate to others is unique. Research overwhelmingly shows that when employees feel like valued members of the organization, their motivation to perform well increases substantially. This feeling of value is engendered with those who are closest to an employee and who have the unique influence to provide such feedback— a direct supervisor or manager. Employees who regularly receive feedback about the value of their work engage at high levels. On the other hand, when employees believe their work is being overlooked, unnoticed, or ignored for long periods of time, they see their efforts as meaningless, and ultimately they disengage.
Creating this feeling of value is not about superficially patting everyone on the back, but rather it’s an authentic effort to notice how each employee impacts the quality of work within the organization and communicating their significance to the overall goal. Employees that do not receive this feedback assume their contributions are of little worth. The old adage of “No news is good news” falls on disengaging ears. Managers and supervisors who want to develop high levels of engagement must communicate a consistent message that says:
“ You are not just a number or a resource to be consumed, you are a unique person here and your contributions are valued.”

We’ve all heard friends or co-workers tell a particularly unbelievable tale of something their boss said or did when addressing a workrelated issue, and we’ve probably laughed or shaken our heads. But the reality is this: the way supervisors handle hard situations can often result in their employees losing complete respect for them and others in management. According to Meaghan O’Dea, a digital Storyteller for Lampost Group, many supervisors unknowingly hurt their company culture by blocking open channels of communication with their team. They might do this by relying too much on their authority, or by letting their own frustration, bias, or experience get in the way of genuine conversation. When those in management approach work-related conflicts by admonishing employees rather than opening up a dialogue, they damage trust and increase anxiety. Just one frustrated employee who feels undervalued, unhappy, or unable to trust his leaders can spread negativity, which hurts the overall workplace culture. After all, any culture is the sum of the individuals who are a part of it. O’Dea goes on to explain that
the strongest supervisors are those who lead by an example of positivity and strong communication. They reduce day-to-day work place friction before it becomes a systemic problem by giving employees agency in finding a solution that works for everyone involved. This also simplifies conflict resolution, eliminating the need for the involvement of a third party (such as Human Resources). By trusting that employees will contribute to reducing work-related issues, supervisors open the door to a truly compassionate and empathetic workplace. When everyone is committed, engaged, and feels supported, the result is a positive workplace culture that fuels even greater success.
But how do you actually make this happen? Joe Reeves, the managing partner of ARGI Financial Group, is confident that the reason his company has been able to do well in this area is because they keep the company’s culture top of mind in everything they do.
