The Climb to Employee Satisfaction by Cassie Studler If one were to Google the term “employee satisfaction,” they would discover a wide variety of definitions. But there is one phrase that seems to be consistent in each definition: “multi-faceted.” Employee satisfaction is a multi-faceted concept because there are many aspects of a job that contribute to its satisfaction level. Furthermore, each employee likely has a different definition of what employee satisfaction means to them. For example, Mary in marketing may rate her employee satisfaction based on her physical work environment, the training she receives, and her benefits, while Chasz in communications may focus more on his relationship with his supervisor, his salary, and the opportunity for growth within the organization. So the question becomes, how does an organization determine which aspects of an individual’s job most affect their satisfaction level? Answering this question is imperative to ensure that an organization’s employees are satisfied.

Ideally, an organization would first take a qualitative approach by consulting with its staff to define employee satisfaction. In other words: give individuals in the organization the opportunity to express openly what they need from their job and from the organization in order to be satisfied. This step gives everyone in the organization an opportunity to identify aspects of employee satisfaction that are important to them and that they feel should be measured in a quantitative survey. This can be done in a group setting or during an individual discussion, depending on the size of the organization and how much time is being devoted to the survey. Now, you may be thinking, “what about the organization with hundreds, or even thousands, of employees?” This is a great question. It is slightly unrealistic to think that a very large organization can sit down with each and every employee. In this case, it is more realistic to encourage each department supervisor to meet with a handful of their employees who represent different roles within the department to gain a better understanding of what individuals in particular roles are looking for from the organization. This way, the supervisor can speak on behalf of their individual employees so that the organization is aware of the satisfaction aspects that need to be reflected in the survey.

After that, a quantitative survey can be distributed to all staff. Remember to make sure that the survey follows all of the tips that are available for creating an effective survey. Ideally, the survey will be written by an individual at a company that specializes in survey writing (just like the Best Places to Work Survey). That way, the results are not biased, and the collected data can be used for effective measurement and organizational improvement. Furthermore, an individual trained in data analysis should analyze the results. This is an important step and often one that organizations fail to remember. One doesn’t want all of that hard work and energy put into the data collection to be for nothing, if the results cannot be used to implement the necessary changes. In today’s job market, employee satisfaction is not something that organizations can casually overlook. The Harvard Business Review puts it well when it explains that, “Internal organization quality drives employee satisfaction. Employee satisfaction drives employee loyalty. Employee loyalty drives productivity. Productivity drives an organization’s profitability and growth.” Think of it this way: the climb to employee satisfaction is like a ladder. Each step of the ladder may be a different facet of satisfaction depending on the individual; but each one of those individual needs must be met in order for the individual to reach the top of the ladder (a high level of employee satisfaction). Every organization wants high profitability and consistent growth. Making sure that employees’ voices are heard and their happiness considered is the first step on the ladder to employee satisfaction. Five Strategic Initiatives Representatives of Kentucky’s employment sectors and geographic regions make up a 12-member advisory board that guides the Center’s work on key employer-led initiatives:

Business Leadership – Serving as the voice of business in working with public partners to align education, workforce initiatives, and economic development in delivering services and creating policies. Industry Collaboratives – Bringing employers together to define the skills they need, identify what training programs work the best, and guide improvements in those programs. Network Development – Sharing information and facilitating peerto-peer communications to encourage consistency and collaboration of efforts statewide. Measuring Progress – Helping education and workforce providers improve their programs by providing data-based information on the outcome of their efforts. Essential Skills – Working to help strengthen essential skills – sometimes called soft skills or personal management skills – in the workplace.


Surveys, such as those conducted among employees for the Best Places to Work program, guide and inform the Workforce Center’s efforts. For example, one recent effort by the Kentucky Society for Human Resource Management revealed the difficulty employers are having in filling jobs of almost all types, as illustrated in the chart to the right from the Bridging the Talent Gap Project. Clearly, the Workforce Center cannot limit its focus to one particular sector. However, the Talent Pipeline Management Program, a new initiative we have started, offers a tremendous opportunity to address the workforce challenges Kentucky faces across regions and sectors. The Talent Pipeline program uses supply chain principles to develop employer-led and demand-driven changes in education and workforce systems. We are working now to introduce employers across Kentucky to this new system, providing a way for them to jointly identify critical workforce needs, communicate those needs directly to education and workforce training programs, and guide changes for improvement. We’re already building collaboratives in manufacturing, construction, and healthcare and plan a major expansion in the coming months to address more sectors and regions of the state. We hope your company can be part of this groundbreaking initiative to strengthen Kentucky’s workforce – so there are even more great places to work in the Commonwealth!
