Finding, Training & Retaining the Best People by Mars Overlee, AASP-MN Mechanical Division Director

I’m Mars Overlee, the Mechanical Division Director of your association. That’s right, I said your association. The members of AASP-MN make up the association, so it goes without saying that your employees make up your business. So how do we recruit, train and retain the best people? Hopefully you know by now that your association is doing its part to attract new people into the auto service and collision repair industry. AASP-MN founded and sponsored Minnesota Careers in Auto Repair and Service (MNCARS), a two-year, multifaceted campaign that will provide students, parents, teachers and guidance counselors with a better picture of the pathways to success and career opportunities in the automotive industry. If you haven’t already, check out www.carcareers.org. At the shop level, the first step is the hiring process, so you must have some sort of hiring criteria. This will differ for all shops, but one thing you might want to look out for from prospective employees is job hopping…or no more than two jobs in five years. If you see a résumé in front of you where the person has had five jobs in the last five years, what does that tell you? What that tells me is that, come the end of year six, they will have had six jobs. A simple phone call is a great way to screen out prospective employees. That’s right, screen out - not in. You may also want prospective employees to take an assessment test. (AASP-MN has an employee assessment program available for members for only $15. If you’d like more information about it, contact the AASP-MN office.) You will sometimes be shocked at how different the results of the assessment are from your own perception of the person you interviewed. Regardless, you should have expectations and share them with all prospective employees - and even test them on your own. Any employee we hire takes a written test on questions we have prepared for them. Advisors are asked how they would handle or sell a couple different types of repair jobs, for example. Now that you have selected your new employee, you will need some sort of training to show him/her what’s expected, i.e. hours billed or sales quotas, etc., and teach them how you do things versus how they are done somewhere else. Teach them the 10 key systems in your business. That is, what 10 things will make them the most successful in your business environment. Then you, as the business owner or manager, should follow up weekly with that person for the next 90 days. After 90 days, you can decide how often to follow up, but I recommend at least monthly, or more. 4 October 2016

After 90 days, you will know if that new hire is the right fit for your business. Many Human Resource managers say they hire wrong 40 to 60 percent of the time. It’s not always because that person is a bad employee, but a lack of training and being held accountable causes the new hire to become a disassociated employee who is only there for the paycheck. If that happens, it is very difficult to re-engage that employee. When asked why they left a company, most people say they did not feel like they were appreciated. To prevent this from happening, you need to define the mission of your company and state it over and over again. I highly suggest you dedicate 15 minutes per week per employee to have a one-on-one meeting. During this time, you can learn more about the employee and he/she can learn more about you and your company, including its mission. This will help the employee become more involved in the company and also see you as a leader, rather than just a boss. I recently hired a technician that had been with another shop for 17 years. In that time, he never had a company staff meeting or event. He was quite surprised to learn that we have a weekly lunch meeting (on the shop) for staff training. We talk about our recent successes and what we can improve upon to make the company better, etc. We also try to do fun things as a company. We recently attended the St. Paul Saints game outing with AASP-MN and this year we also started a fantasy football league, where the first through third place winners will get a prize. LEGISLATIVE UPDATE

Legislative Doldrums by Kevin Walli, AASP-MN Lobbyist

We are now in the season of “wait-and-see.” Before we can finalize anything to do with our legislative agenda, we must waitand-see who comes through in the upcoming election cycle. Will the Republicans retain control of the House? Will the Senate remain DFL? As always, there will be some surprising results. Some well-known incumbents will find themselves on the short end of the ballot count. While AASP-MN and other organizations go about the business of identifying priorities for their legislative agendas, we are at a point where we are not sure which legislators to approach regarding our priorities and, in any case, most of the legislators aren’t inclined to take time away from their re-election campaigns for an in-depth briefing on a legislative proposal. Everything is on hold until we can all see the results of the November 8 General Election. Once we know who is in and who is out, the first piece of the puzzle that will fall into place is who the leaders will be. Who will be Speaker of the House and Senate Majority Leader?

Shortly thereafter, the Caucuses will meet and the Majority Caucus will establish the number and jurisdiction of House and Senate Committees; the Committee Chairs will then be named. Then, some time before the end of the year, the Representatives and Senators will receive their formal Committee Assignments. This will determine our target audience for the AASP-MN legislative agenda. The 2017 Legislature Session will begin on January 3 and must end by May 22. Our attention will be focused on the early weeks of the Session, as legislators are just getting their feet on the ground and getting comfortable in their new offices. That’s when we will renew our efforts to advance the AASP-MN legislative agenda. In the meantime, please stay in contact with your local candidates. Once the results are in, try to reach out to congratulate the winner and let them know we’ll be knocking on their door soon.

United Fire Group Declares Dividend The AASP-MN property and liability insurance program written through United Fire Group recently declared a dividend. The 2016 dividend is equal to one percent of members’ earned premium during the 2015 plan year. One hundred and fifty five members qualified for the dividend, which totaled over $17,500.

CarCareers.org Creates Automotive Industry Counseling Kit Minnesota Careers in Automotive Repair and Service equips counselors and teachers with the latest automotive education and career information The automotive industry has changed at a blistering pace in the last few decades and automotive service and collision repair professionals are in high demand to maintain today’s high-tech cars. Energy Efficiency For Your Shop At its simplest, running a successful business means more money is coming in than going out. Easier said than done, right? Here are some ideas for changes you can make at your shop to lower your utility bills and put more money in the profit column. Some things are common sense, such as turning off lights that aren’t being used. Post a sign over the switch as a reminder. Too easy to ignore a sign? Install motion sensors. These are especially good for breakrooms, bathrooms, offices and other rooms that people come and go from frequently. While you’re in the break room, put the coffee maker on a timer switch so it automatically turns off at the end of the work day. You can get a good timer switch for less than $10. Plug your pop machine into a VendingMiser® to save nearly half the cost of running it. And if the refrigerator is more than 15 years old, replace it with an Energy Star rated one – you will save at least $35 per year on your electric bill. Compressor line leaks are a common source of wasted electricity. Inspect your lines often and repair even the smallest leaks. Make sure the compressed air is used for its best purposes – cleaning off work surfaces isn’t one of them. Swap out your current lights for LEDs, which use a fraction of the wattage of other lights. You’ll recoup the costs in only a few years and it’s all savings after that. If you don’t want to do a full lighting retrofit, start with the easily accessible bulbs that are

similar to the ones you have at home: The light over the entrance door, desk lamps in the front office, flood lights by the dumpsters and exit sign lights. You’ll save money in several ways: Less electricity used, less time spent replacing burned-out bulbs and less heat from the bulbs means the air conditioning won’t have to run as much. How about some free light? Add windows to your overhead garage doors. They can be frosted or placed high on the door to maintain security. The next time the roof needs a re-do, think about adding a few skylights to the bid. ESTIMATING TIPS Pinch Weld Damage in Audatex – The repair to the rocker panel caused by mounting a vehicle on a frame machine (Pinch weld damage) is a not-included operation in Audatex. This can be found in DEG Inquiry number 8110 : “Repair of any area of the vehicle that may be damaged as part of the repair process is a manual enter. The estimator will determine the amount of repair needed for each situation individually. No changes warranted at this time.”

Reset Steering Angle Sensor in CCC – After an alignment you may need to reset the steering angle sensor on some vehicles. This is a not-included procedure, as found on page G10 of the Motor Guide to Estimating and also DEG inquiry number 9421.

Aim Headlamps in Mitchell – In Mitchell estimating, the R&I of a headlamp does not include the time necessary to aim the lamp. DEG inquiry 3781 shows “The labor time to R&I headlamps does not include aim lamps.”

Prep Unprimed Bumper In CCC One – On certain vehicles, the option to “Prep Unprimed Bumper” may not show in CCC One. It is not to be implied that because this option is missing from the estimating system that it is not required. A new addition to the Motor Guide to Estimating states:

“An operation for the preparation of unprimed bumpers will be provided whenever such manufacturing information has been made available by the OEM. However, this information may not be available at the time of publication, and preparation for unprimed bumpers may still be required, even though a published operation is not present.” This can be found on page G34 of the Motor Guide to Estimating. Current and previous copies of the Motor Guide can be found on the DEG website.

If it’s time for a new spray booth, include a heat recovery system in the bids. Booths exhaust a lot of air, which you paid to heat, and then it all has to be replaced, which you will pay to heat again, over and over whenever your booth exhaust is running. A heat recovery system can recoup some of that heat. Consider adding a variable frequency drive to the motor, too. A VFD allows the motor to operate at different speeds depending on the needs of the booth, rather than at constant maximum speed. If you don’t want to do the research yourself, the Retiree Environmental Technical Assistance Program (RETAP) will evaluate your shop and give you a personalized list of recommended changes. Honda Requests Assistance from Auto Repair Facilities to Identify Airbag Recall Vehicles American Honda Motor Co. is once again asking for assistance from collision and mechanical repair facilities to help identify vehicles subject to the Takata airbag recalls that are affecting the industry. Using the VIN, anyone can check a Honda or Acura vehicle’s recall status by going to www.recalls.honda.com, www.recalls.acura.com or by calling (888) 234-2138. More detailed information about Honda’s efforts surrounding the Takata airbag inflator recalls can also be found at http://hondaairbaginfo.com. If an independent repair facility identifies a vehicle that may need to have a recalled airbag igniter replaced, American Honda is asking repairers to let consumers know about the need to replace the bags and either refer them to a Honda or Acura dealer for replacement or obtain the customer’s permission to arrange the recall repair for them.
