MAKING YOUR MILES COUNT Robert D. Scheper

Professional Intent Good things eventually happen to everyone and so do bad. Success or failure is not determined by “things” or circumstances nearly as much as the reaction you have to them. Some of the greatest success in my life was first introduced to me as a “bad thing”. In fact, I believe what is usually considered a negative event can ultimately be flipped to a positive if the right reaction is taken. However, the problem is that most people’s short-term reactions seriously limit the long term positive opportunity. When improper actions from others are confronted with a professional reaction it usually provides the greatest catalyst for positive change. It’s easy to talk about but rarely easy to do, especially over an extended career. Building the discipline of wise and principled REACTIONS requires a regular series of life tests that can prove your competency. If someone intends to advance, they must first intend to be professional. Nobody becomes professional overnight… NOBODY! Even extremely talented athletes need time to solidify their muscle memory. Character and professional 22 • OVER THE ROAD

behavior is no different. Vince Lombardi said, “Practice does not make perfect - only perfect practice makes perfect.” Practice is not just the “tough times”. It’s the great REACTIONS to each tough time that is the “perfect practice”. Make every crisis count for your life’s resume. Predetermine a great response to all your tough times. Here are some suggestions for when you are confronted with a tough situation: 1. Wait for all the information before reacting. Usually by the time all the information is in the best reaction is clear. Jumping ahead to assumptions is usually what brings the worst reactions. 2. The more emotion is involved, the longer you should wait to respond. 3. Don’t over react. 4. Don’t make it personal. 5. Step back and take a slow look at the situation. Ask yourself “How can I best display my values in this situation?”

Advancing in your career requires that those above you see qualities worth investing into. Personally, I’d rather hire an ignorant person with good character than a talented person without. Ignorance can be cured; arrogance usually not.

6. The bigger the “situation” is, the more advice you should seek out. The important thing is, get wise counsel… not just counsel. For every person of wise counsel that you find, there will be nine not-sowise counselors. Start developing relationships with people who are wise so that when you need strong advice you don’t have to introduce yourself.

In every situation that arises, make the best investment of all; in your character! About the Author: Robert D. 7. Take responsibility for your mistakes! Own them like you own your skin. Passing blame is not professional. Making it right may cost a lot but it is almost always worth the investment. If not to your customers, then to yourself… to prove to yourself you are a man or woman of character. It is one of the most highly valued gifts to your own self esteem. 8. D on’t think short term; think long term. The further ahead you consider the consequences, the better the immediate reaction usually is. Ask yourself, “Will my reaction demonstrate the best long-term example of who I want to be?”

How to Build an Effective Driver Recruiter Strategy Found in Wikipedia; a strong culture is said to exist where staff respond to stimulus because of their alignment to organizational values. In such environments, strong cultures help firms operate like well-oiled machines, engaging in outstanding execution with only minor adjustments to existing procedures as needed. Conversely, there is a weak culture where there is little alignment with organizational values and control must be exercised through extensive procedures and bureaucracy. Research shows that organizations that foster strong cultures have clear values that give employees a reason to embrace the culture. A ‘strong’ culture may be especially beneficial to firms operating in the service sector. https:// en.wikipedia.org/wiki/Organizational_culture In my mind the key word in all of this is values. Every company has a visible set of values whether they know it or not; whether they have formalized those values in a company statement or not. They exist, and they are visible in many ways - both positive and negative. This is the essence of culture; you cannot impose values onto people as values develop over time and depend on one’s environment and life experience. Whether we are conscience of it or not, we typically align ourselves with people, friends, spouses and work environments that align with those values. When we don’t align ourselves into like values we struggle and

typically we end up in divorce, leaving our jobs, leaving a misaligned community etc. Whether you realize it or not your most successful relationships likely mirror your own values. We like it when our values align. It fits our comfort zone, we typically know what to expect and over time these relationships strengthen. We build a team we can depend on and get comfortable with and these relationships endure the test of time. If you are still reading this and I haven’t bored you to the point that you have turned the page then here is my point. I have tried to help many companies get their heads around why their efforts to have their current driving force assist them in the recruiting of new drivers has not worked. And I have tried to show them why their efforts haven’t worked to the extent that they expected and that they would like. Here is what most of them don’t realize. It is their culture that is restricting their results. There are other factors but primarily, it comes back to culture. If your culture is weak I guarantee that you have poor communication channels and likely no communications strategy within your business. A good communication strategy would encompass all your drivers, all contractors, employees, customers, suppliers, enforcement and the communities you service. Sounds like a monumental job but it really isn’t. Really it is quite easy but it takes focus and structure.

Secondly, your people know what is going on within the company because it has a strong communication strategy. It informs them, keeps them abreast of what is happening, it ask their opinion, it tries to involve community, customers, suppliers and even reaches into individual employee’s families. You have told them and they believe you when you say that your customers are busy and are demanding more trucks to service their needs. You need the additional drivers to keep the accounts you have. There is no threat to livelihood of the current drivers and in fact, it is preservation of the account and their miles that you are trying to achieve.

If any of you have worked within a culture where communication is poor you know that it is the worst situation you can be in. It is ‘check your brain at the door and do no more or no less than what you were hired for’. It’s boring and unrewarding and it sucks. Drivers who are asked to assist in recruiting new drivers to this type of company will resist for a number of reasons. Here are a few: first and I think foremost, they don’t have any confidence that you know how to run your business. They think you are going to over hire and threaten their livelihood. I drove for ten years and I heard it over and over again. Believe me this is true and if you have poor communication, why wouldn’t they think that way? They are in the dark about what you might need because you haven’t told them anything that is going to motivate them to help you. So why would they? Certainly not because you offered some never-never plan as a monetary incentive like the one that pays a cent a mile for a year or quarterly installments designed to appear as though there is a windfall coming sometime in the future. I think some of these are designed to motivate drivers to recruit for the company and to incentivize the driver to stay a little longer at a carrier to realize the future gain. How’s that going? My guess is that it does neither very effectively.

Finally, there is not a never-never plan as an incentive to help your company hire new drivers. You pay cash, in full, the next pay period after the new recruit turns the first mile. Period. Your drivers have been schooled as to what type of individual you’re looking for, they have shown the potential candidate the value statement that the company works under and they have stressed whatever information you feel necessary that the potential new hire must understand and agree to, to be successful at your company. You then screened them, you tested them and you accepted them and you put them in the truck. If the individual doesn’t work out, how is that the problem of the driver that recruited them? You owe them so pay them. You do it for your in-house recruiters so why not you’re on road recruiters? If you want to make an impact with your on the road recruiters, this is how to do it.

If your culture is strong, an effort to get drivers to assist in the recruiting effort looks entirely different. First, you have developed an inclusive value statement. You’ve done this by asking everyone in your business to contribute to its content and you have asked them to bless the outcome. You’ve asked them; does it cover their and your core values? Can they work within the confines of it?

Marijuana: A Trucking Problem Waiting To Happen Recently I was discussing marijuana with an acquaintance of mine who is a regular user of illegal marijuana. When I say regular, I mean daily. This person can’t wait until later this year, when the government will make recreational marijuana legal for all people over the age of 19. This conversation got me thinking about my beloved industry: transportation and trucking. How are the new laws going to affect trucking and in particular, truck drivers? This change in the law is planned to take effect sometime this year and I’m urging all my clients to review their drug and alcohol policies in light of this change in regulations. Full disclosure, I’m no marijuana expert and I’m not a lawyer. For many truck drivers, the change in law will not change anything. If you are one of the thousands of drivers that cross-border into the US, you need to know that the United States government believes that marijuana is an evil drug. They have not let up on their war on drugs. Because of this, marijuana continues to be one of the banned substances for all those operating safety-sensitive equipment. I do not foresee any change of philosophy or policy coming out of the United States government in this regard. Therefore, for all of you drivers crossing the US border, marijuana remains illegal and can be detected in your urine for up to 30 days. If you are a Canada only driver, how will the new Canadian laws affect you? Recreational

marijuana will be legal soon and authorities are scrambling now for ways to detect and determine if you are operating safety-sensitive equipment while under the influence. Now I’m going to refer to the federal government law that is proposed but has not yet passed. Each province will also have to write new legislation and it will likely be very similar to what the federal government puts forth. An interesting note is that following a legal roadside stop, law enforcement would be authorized to demand that a driver provide an oral fluid sample if they reasonably suspect that a driver has drugs in their body. A positive reading would assist in developing reasonable grounds that an offence has been committed. Once the officer has reasonable grounds to believe an offence has been committed, they could demand a drug evaluation by an ‘evaluating officer’ or a blood sample. In the Canadian legislation, they are going to try to measure tetrahydrocannabinol which is often referred to as THC. THC is the chemical that gives you a euphoric high. There are three different categories of drug-impaired driving offenses: 1. Having at least two nanograms (ng) (one nanogram is one billionth of a gram) but less than five ng of THC per milliliter of blood within two hours of driving would be punishable by a fine. The maximum fine is up to $1,000.00. And yes, somehow they are going to take a sample of blood. This will likely take place somewhere other than at

lot of money I find it hard to believe that a trucking company would pay an additional premium to keep one driver in place.

roadside. Please remember that the police are still trying to figure out how to deal with this change in the law.

Why did I write this article? It is because I want trucking companies and truck drivers to start to think about the coming changes in the law. How will marijuana affect your business? As a company, do you already have a drug and alcohol policy in place that covers this type of impairment? Do you need to rewrite your drug and alcohol policy? You had better do it now so that it is in place for the change in the law.

2. Having five ng or more of THC per milliliter (ml) of blood within two hours of driving would be a hybrid offense. Hybrid offenses are offenses that can be prosecuted either by indictment (receiving a ticket/summons) which is the more serious cases or by summary conviction in the less serious cases. An indictable offence is a criminal offence which can be tried in court. A summary offence is a criminal act that is usually less serious than an indictable offence and is dealt with by “a notice to appear” in court.

As a driver are you going to risk using recreational marijuana when it could cost you your job? Remember drivers that all trucking insurance companies demand your drivers abstract or MVR. If impairment is going to show up on your abstract, it will likely cost you your job. And I’m not even talking about how this might affect your personal auto insurance and that of your whole family.

3. The third category talks about the combination of THC and alcohol. If a person has a blood alcohol concentration of 50 milligrams (mg) of alcohol per 100 ml of blood, combined with a THC level greater than 2.5 ng per ml of blood within two hours of driving it would also be a hybrid offence.

So I encourage all drivers to drive sober at all times. It will also be interesting to see the corresponding new laws that are written by the provinces. Only time will tell how this will also affect the trucking industry.

Hybrid offenses would be punishable by mandatory penalties of $1,000.00 for the first offense. That is the minimum. The maximums are fines and jail time of up to 10 years in prison.

So how does all this affect a truck driver? I can tell you from my many years of working for a major trucking insurance company that they take a very dim view of all alcohol offenses. I believe that they will look at marijuana use in the same vein.

In some cases, your trucking company might be able to keep you on but at what insurance rate? The second question becomes, who will pay the increased insurance premium? Because trucking companies do not make a

WOMEN IN TRUCKING Ellen Voie

Women In Trucking Image Team In an effort to give more visibility to female professional drivers, the Women In Trucking (WIT) Association created an Image Team in 2015. The Image Team was designed to allow the organization a way to use female drivers for media events, trade show representation and for ridealongs with influential people. The competition was friends, and more than 25 women applied to serve on the team. Five of them were selected, based on an essay, background check, and review of their professional history and driving record. If they were a company driver, their carrier was expected to support their involvement. The five women were Stephanie Klang, (then) Con-way Truckload (now CFI, Inc.), Allyson Hay and Carol Nixon of Walmart Transportation, Wyzeena Heeny, Covenant Transport, and Ingrid Brown, owneroperator of Rollin’ B, LLC. Later, thirteen other women would be added and the original five retained. In addition to drivers, the Image Team was now expanded to include a recruiting manager, safety director, safety consultant and a training specialist. This year, the Image Team will expand into Canada to better represent the different rules and regulations of the provinces.

Image Team members were instructed in media training and were all given a red shirt for publicity purposes. The Image Team are often called upon for media interviews. From magazines, television shows to newspaper articles, these women respond to questions about their jobs or careers in a male-dominated environment. One driver was on the Dr. Oz show to talk about personal safety; another driver was featured in O, Oprah’s magazine. The Image Team members are also asked to test products, or to provide insight into everything from truck cab design, truckstop showers, and personal safety devices. They offer their honest, and sometimes not always positive, feedback to the vendors. You might find an Image Team member helping staff a booth at a trade show, or sometimes, even attending the show by herself as an extension of the WIT staff. Deb LeBree, a current Image Team member, was so popular at the American Truck Historical Society event, they have asked her back this year. We ask our Image Team members to help us reach out to the non-trucking public and share their stories. One of the ways we do this is through rideAPRIL 2018


alongs. The very first ride-along occurred before the Image Team was formed, but we chose Stephanie Klang to pick up (then) National Transportation Safety Board (NTSB) Chairwoman, Deborah Hersman, in her Washington DC office for a ride in March of 2010. Stephanie patiently waited with her tractor-trailer parked in front of the L’Enfant Plaza in the heart of Washington DC. The chairwoman was delayed, and the ride finally began at the start of the rush hour. Stephanie crawled along at a very slow pace, finally reaching her destination, hours behind schedule.

We met Mr. Woods for a brief lunch before he climbed into the truck with Carol. His opinion was changed during that ride, as he began to understand the trucking industry’s focus on safety and passion to ensure that no one should endure the pain the Wood family endured due to the recklessness of a driver.

Since that time, we have used Image Team members to provide rides to the former Wisconsin Secretary of Transportation Gottlieb, US Senator Ron Johnson, former Congressman Reid Ribble, the acting Federal Motor Carrier Safety Administrator Daphne Jefferson and (then) FMCSA Administrator, Scott Darling. Administrator Darling spent two days with Stephanie Klang just before his term ended in 2017.

Image Team member, Carol Nixon, was selected to provide a ride for a safety advocate from an organization called CRASH, or Citizens for Reliable and Safe Highways. This group is part of the Truck Safety Coalition, which is an organization that often opposes the trucking industry on issues concerning highway safety. The advocate, Ron Woods, had viewed professional drivers as fatigued, often drugged and careless operators. His opinion was formed when his mother, sister, and three young nephews were killed by a driver years earlier.

The Image Team’s role is pretty simple, to create a positive image of the trucking industry to those outside of this business. Whether it’s through the media, ride-alongs, or speaking to conference attendees, these women portray YOUR industry in a professional way.
