MAKING YOUR MILES COUNT Robert D. Scheper

Pay It Forward! Our days on this earth are numbered, so make the best of every opportunity. In this article, I’m not expressing my usual financial focus but am writing about something much more than just money. Every day we come across people in need and/or distress. Sometimes the only thing they require is a few words of wisdom, instruction, a gentile hand of encouragement or even just a sliver of our talents. It may take only a few minutes out from our day, but together we can add great riches to our lives and other’s lives by helping people out. It’s not very often I write about my family but, I think today I’ll share an experience. My son drives for a company which is mostly east - west in Canada. He was recently traveling west in Ontario on his way to Winnipeg. It was during the illegal blockades and he had difficulty navigating some fuel supply issues. Sure enough, he ran out of fuel on top of a hill and coasted down to a stop which was, unfortunately, just a few miles from his appointed fueling location. My son is a great driver but does not have a whole lot of experience mechanically. He had hardly popped the brakes when a fellow trucker pulled over in front of him. It was a total stranger! 10 • OVER THE ROAD

This seasoned driver offered to help my son move fuel from the reefer to the truck. It quickly became evident that he was highly experienced. As they got set up, the seasoned driver began to tell my son about the engine they were working on to supply fuel to. It had a very peculiar “trick” to priming it. Detailed information flowed like smooth butter and this school for my son continued for about half an hour until it was time to turn the mechanism over. His truck once again roared back to life. My son was elated and asked what the man would like in return for his help. “Just help someone else out when you see they need it” was the gracious reply. The angel jumped back into his truck and disappeared down the road. My son’s day was made a shining beacon of hope in both humanity and for the trucking industry. He was proud to be a driver; and eager to forward the tradition of our industry’s greatness. In less than ten minutes he was at the pumps and secure for the rest of his trip. Too often the media and “pundits” scourge the transportation industry as divisive, crude and crass. It often relates information in a manner that will affect the way we think of the business we are in; and we are too often an easy target because we are so large

and intimidating on our highways. We are an obvious, easy mark. However, the truth is, drivers are very often gentile giants on our roads with hearts as big as their trailers. Drivers are more often chivalrous than dangerous and rarely are we noted for it.

Commitment and Communication I have enjoyed my tenure as Truckload Carriers’ Retention Coach for many reasons and it has also allowed me to visit several trucking companies on both sides of the border. I genuinely love taking a brief look “under the hood” of companies. I also relish the opportunity to help reduce the driver turnover numbers in those companies. Helping to make a company successful gives me a great deal of pride knowing that drivers don’t have to go home and tell their families they no longer have a job. They don’t have to tell them they failed OR the company failed them. It is a genuine human tragedy if we leave a legacy of high turnover, especially when it does not have to exist in our industry. Simply, if we enact our best retention practices, high turnover can, and will, be reduced. During the past 18 months, I have visited many trucking companies and I thought it might be enlightening to share the commonalities I see during my workshops. Before I start a workshop, I try to do as much reconnaissance as possible through the company’s website. The company’s website is its social media footprint and it should be saying numerous, positive things such as: the company’s history, introducing company leaders and their lineage, showcasing celebrated employees, outlining company values and finally, what associations the company is a member of and how those associations play into the success of the company.

Next, I ask for a copy of the company’s organizational chart which always proves revealing. If I see a chart that has numerous people reporting to the owner, or owners, it tells me I am probably looking at an autocratic type of leadership. This type of leadership demands that the ultimate power must approve decisions of even lesser importance. Seeing this structure also tells me that I must start a little higher up the ladder in hopes that I can change the mindset. If I see what I call the typical, more efficient structure for a trucking company, then I can go straight to the processes of the business and roll out the retention project plan. The most efficient organizational chart shows each company department, which reports to the owner. The heads of these “departments” might be the President, General Manager, Chief Operating Officer, as well as other senior positions. Reporting to them are the managers of Sales, Operations, Administration, Safety and Maintenance. These department managers are empowered to make decisions on their own and usually up to a pre-determined dollar amount. They have the autonomy to manage their responsibilities, to a pre-determined goal, without discussing every move they make with their superior. It is quite an eye-opener to see the commonality, which is revealed during an onsite workshop. The workshops are made up of the company’s senior managers as well as mid-management people. Most of these people find a common April 2020


On a final note, congratulations to the TCA for their excellent award program: the prestigious, Safest Fleets in North America Awards. The TCA divides the awards into 6 categories with 18 fleets being recognized and five of the winners were Canadian fleets. Transpro Freight Systems Ltd. was a 2nd place winner in Division 2 (5 – 15 million miles), Trans West Logistics Inc. was first place in Division 4 (25 – 50 million miles) and Groupe Robert Inc. was first place winner in Division 5 (50 – 100 million miles).

thread woven into the fabric of the company when we reveal their weaknesses. And, you may be surprised to know the number one weakness uncovered is commitment - or lack of commitment. Our exercise reveals that many people do not trust other people in the company to stay the course and, in order to be successful, do their share of the “heavy lifting”. There are usually several symptoms that result in the mistrust of fellow employees. Some companies have tried various approaches to reduce turnover in the past. However, these approaches didn’t have the desired impact on the company’s turnover numbers. These approaches are what I call “plug and plays”. They are merely quick fixes that don’t take a holistic approach to turnover. Companies with a high turnover have traditionally been in that state for years. They seem to think they can buy a magic cure off the shelf which will result in an overnight success. It doesn’t work that way! You didn’t screw it up overnight and you won’t fix it overnight.

Erb Transport was overall, grand prize winner of the small fleet category and Bison Transport was overall grand prize winner for the large carrier category. This recognition is well earned and not easily won! It takes teamwork and perseverance. Any companies who are looking for a model of success would be well advised to follow in the footsteps of Erb and Bison. Finally, my good friend Kevin Burch won the prestigious TCA past chairman’s award for service to the industry, which was well deserved. Equally well deserved is KRTS’s founder Kim Richardson as a supplier who demonstrated outstanding support to the truckload industry and TCA.

Another symptom of the mistrust comes from the top down. When managers are not held to a pre-determined goal, and senior management lets deadlines slide and allows poor performance, the people reporting to those managers will do the same thing.

The attendees at my workshops identify bad communication as the second-highest rated weakness. It seems this subject has been around forever, and I have written many articles on the subject. In my opinion, this is one of the more straightforward problems that can be fixed. Here is the theory - If someone says they trust you but only gives you selective information, do they really trust you? Without effective and complete communication, there is no foundation to build trust. Without trust, you will never execute an effective strategy designed to reduce turnover. April 2020

Easy Tickets I was a guest speaker at a driver meeting recently in Windsor, Ontario. One of the other speakers was from the Ministry of Transportation of Ontario (MTO). This officer works at the local scale facility. During the presentation, the officer mentioned that tickets for Hours of Service offences have dropped since the implementation of Electronic Logging Devices (ELD’s). Drivers are committing fewer logbook errors and logbook falsification is significantly down. Well, that got me thinking… I remember a presentation given to the Ontario Trucking Association many years ago by another officer. During the talk, the officer was asked if the Ministry of Transportation of Ontario (MTO) officers had quotas. The answer was an emphatic NO! It was stated clearly that MTO officers don’t have quotas. But the presenter went on to say that MTO does have “Job Performance Expectations.” Because officers do have “Job Performance Expectations” (which I will refer to as JBEs), that may mean that they are 18 • OVER THE ROAD

expected to perform specific duties with anticipated results. For example, during a period, an officer may be expected to perform a certain number of inspections. And if they complete the vehicle inspections, are they supposed to write a specific number of tickets? I would think that MTO has not been so bold as to put that into writing. But I would think that if an officer was not writing tickets in a quantity that is expected that they would likely be disciplined and their behaviour would be corrected. So why should drivers and trucking companies care if the Ministry of Transportation of Ontario (MTO) has “Job Performance Expectations?” Well, if officers are expected to write tickets and if they are not writing as many violations/ tickets for Hours of Service violations, then what are they writing tickets for? I, of course, don’t know what they are writing tickets for, but this is what I suspect; officers are likely writing tickets for other items that I call “easy tickets.”

Some examples of “easy tickets” are: not having the instruction sheet for your ELD in the truck, not having a current schedule 1 in the vehicle, not having 15 blank paper log sheets with you or if the Portable ELD is not mounted in a fixed position and visible to the driver. I could add many more to this such as not having your current, original proof of insurance and not being able to show ownership or the annual safety, but I think you are getting the idea.

was downloading. That takes several minutes.” The second answer might be, “I just did it yesterday! Nobody does it every day!!!” Both responses could result in a ticket – in the first situation you might receive a ticket because all vehicle inspections must be on-duty. So, the first response proves that you are falsifying your ELD. The second answer, of course, is in violation of the regulation stating that you must perform a vehicle inspection once every twenty-four hours. So, either way, you might get a ticket or violation.

If officers do have JBEs, they may not want to conduct a Level 1 inspection, especially if the weather is terrible or you are hauling a load of livestock. They will look to write other tickets to fulfil their mandate. Please don’t give them the opportunity. Please conduct a thorough and complete Vehicle Inspection of your vehicle.

In summary, Drivers, please complete your vehicle inspections. Think about the items that I mentioned (and perhaps did not mention) that are not on the Schedule One and make sure that they are in your truck. Fleets, please encourage your drivers to conduct a complete vehicle inspection and review your ELDs to ensure that the drivers are allowing enough time for the examinations.

Many of the items mentioned above are not on the Schedule One. And you still need to make sure that they are in the truck. Another easy ticket is not showing enough time for your vehicle inspection. If you only show two or three minutes on your ELD for the vehicle inspection, the officer may become suspicious and ask, “how did you check all twenty-three items in just three minutes?” You, the driver, might answer in one of two ways: “Well, you know, I did it while the ELD system
