MAKING YOUR MILES COUNT Robert D. Scheper
The Value of Networking Being in business requires a network of people; a network that is trusted to accomplish things on time and without incident. If a driver is an operator they need to network with a mechanic to keep their truck serviced well and on the road for a reasonable cost. They also need to network with the carrier, to get the good loads that bring in the appropriate revenue. Taxes need to be done by someone trusted while the operator is on the road. Financial services such as lending must be available and working within a seamless framework. Everyone needs a support group that helps them achieve goals. In business, as in life, drama needs to be minimized in order to get things done right and on time. Those who waste precious time and resources soon become (or should be) marginalized. This isn’t prejudice or insensitive… it’s practical. Sometimes, in both life and business, there is little choice as to what and when things get done. There are some people who just have not prioritized the accomplishment of goals. Their own opinions are of greater value. George Cohen, the author of “To Russia with Fries” (the story of starting up McDonalds in the Hammer and Sickle Nation), told the story of when he was supervising the 20 • OVER THE ROAD
installation of fiber optic cables into one of McDonalds warehouses. They laid the cable across the floor and began testing the system. All of a sudden the screen went sideways and fizzled. George (along with the manager) walked back along the cable to find out the problem. They saw a forklift had driven over the cable that was stretched across an aisle. They immediately stopped the forklift driver and told him to stop what he was doing and stand guard at the fiber optic cable while it was being tested so as to ensure nobody would drive over it again. Luckily nothing was damaged. George and the manager went back to the screen. Several minutes later the screen suddenly went sideways again as before. Both the manager and George raced back to the isle. Sure enough there was a forklift on the other side of the cable again and the driver who was told to stand guard was still there… standing guard. George asked the guy why he let the forklift drive over the fiber optic cable. The guy replied “...well I thought that if there was no damage the first time it should be OK again”. That young man was not worth the wage he was getting even if he was getting only minimum wage. At some point in his mind he placed his priorities or opinions above his bosses. His perspective was of greater FEBRUARY 2018
value than the goals of the company he worked for. This is a crisis of personal work ethics; someone who believes they are more important than their customer (or in this case their boss). He is simply not to be trusted. He has proven himself as unworthy to be networked within work related goals.
The longer you are in business the more valuable trustworthy people become. Loyalty can bring great rewards. At times, yes, it very much seems like an old boys club… or “middle age” girls club. If you find yourself excluded… just build your own club… but build it better than the one you wanted to belong to.
Every person and worker is evaluated as to their merit and their contribution to the goals of the company. It has nothing to do with feelings or any of a wide variety of perceived discriminatory circumstances. There are some people who just cannot be trusted with certain goals or responsibilities.
It reminds me of when I was dating as a young and single guy. If they dump you… be a gentleman; make sure they remember you have class. If you have goals, you need to have people around you who support them, or at least don’t become an anchor to your efforts. Too many people think that the process of surrounding yourself with a like-minded support group or those who have similar goals is discriminatory. In some people’s eyes that may be so but in reality, trust or mistrust has little to do with discrimination. It has to do with character, performance or merit. Does this process exclude people? Absolutely it does because sometimes the cost to find quality people is time consuming and expensive. Sometimes it’s even a matter of “the devil you know is better than the devil you don’t know”.

Courage and Commitment in Your Turnover Commitment throughout the organization is important to the success of improving Driver Retention. But commitment is especially important among the ownership and management team as they are setting the example for all others in the company. To consider and then decide to embark on a project to improve Driver Retention means that ownership and the senior management have looked at the problems of excessive costs associated with poor retention, recognized that significant planning and effort affecting the entire company must be undertaken, and that this effort is warranted by the significant savings and service benefits that will be the result. Put this way it is very obvious that the cultural change you are about to undertake is strategic in nature. It is Strategic because we will be investing time, confidence and responsibility in company employees well beyond your driving force. In the process, you will be transforming the company from one that is a victim of all that is harmful about high driver turnover into one that is a positive, supportive and a service-oriented place to work. A company where people, drivers and owner operators all want to work. A transition like this is obviously strategic in nature. Commitment is one of the most critical ingredients to the success of any effort intended to bring long term improvements to the way business is done. To begin, this commitment must come from the directors of the company and it must be very visible – and active. It must be genuine and it must be unwavering. After

all, people throughout the company will have important roles to play and their commitment must be inspired and supported by the commitment they see in their leaders. In short, company leaders must be seen to walk the walk and make the same commitment that is being asked of the rest of the company departments. Folks, this is why it’s called leadership! In addition to fostering commitment among the staff, the senior-level commitment must be lasting, since this is a lengthy project that will eventually become the new culture of the business. It must be unanimous among the leaders. This last aspect is sometimes difficult to ensure but it is important that the leadership team speak and act in unison on the need for the company to make the significant changes necessary to reduce Driver Turnover. At the senior management level, this means that a personal commitment must be mandatory and delivered by each member of the management team. Like a lot of strategic planning initiatives, it would be a good idea to make positive and supportive engagement a part of the personal performance criteria for managers during this project. Let’s acknowledge that achieving and maintaining commitment among the leadership team is not something that can be accomplished just by asking for it. There are very natural and predictable obstacles along the way and perhaps the most common is the difficulty we all have with adapting to change. This is natural – we all strive for stability and then along comes a new idea or a new process or a new direction and we

We make this commitment to a new strategy because we know that companies with less turnover are safer companies. We know they pay less in insurance premiums and they have lower CSA scores. These two items alone lead to a more profitable company. We know this to be true and after all, isn’t this what were here for? Profit is not a bad word, but profit while those around you also thrive and flourish is the best situation one could envision. And the neat thing is that this vision is entirely within each and every companies grasp. All leadership need do is muster the courage and commitment to design an effective strategy to achieve the goal and get at it.

But the management team has targeted real benefits for the company and its employees and we have agreed to undertake reasonable steps to achieve great results. We have agreed to change. Turn that agreement to change into a commitment to change. We have a commitment to reduce Driver Turnover. We are committed to making our entire workforce a Strategic Advantage for our company. Achieving and maintaining commitment will require you to regularly re-visit the plan and objectives to remind everyone that the change we are undertaking is worth it. We do this to reinforce the commitment among the team. Do this so you do not fall back into old habits. In fact, be on the look-out for any wavering of commitment and the creeping in of those old habits.
So, what is holding you back on this? There is no time like the present. Excuses like we are too busy, we are installing a new software program, we’re looking at an acquisition, we have a vacancy on the senior management team. Have you ever thought that maybe you’re the problem; maybe the resistance to change is the face in the mirror? I’ve heard it all; believe me, when it comes to the excuses. The “hey, we’ll do it later, after this that or the other thing is out of the way”. Well folks the time to act is now; it is never too late to reinvent your corporate culture and do the right thing. Your entirely too smart to be the only thing standing in your way.
So, what other benefits can we expect by recognizing the importance of commitment and then taking specific actions to achieve it? We will create a culture throughout the organization that sees and comes to expect a management team that means and does what it says. Secondly, it will deliver proof to the management team that they can achieve significant results by working supportively together – and they can use this approach to be successful in other important projects.

We are getting ready to draw a line in the sand. Can you make it a bell weather moment, the one that drove home the need for us to do something serious to improve Driver Retention? The team must be in unison on this for it to have sustainable impact, so make it a practice to occasionally remind ourselves of what motivated us in the beginning. Use the bell weather moment, the frequent reminders about all the benefits that are ahead – and even reminders to the leadership team about how important their commitment and solidarity is to the rest of the company.

STEVE’S LIVESTOCK TRANSPORT: 30 YEARS OF HUMANE ANIMAL HANDLING Started in 1987 by a young entrepreneur with a single truck and trailer, Steve’s Livestock Transport is a madein-Manitoba success story that has since grown into the largest commercial livestock carrier in North America. President & CEO Steve Brandt learned much of what he knows about the livestock business from his father, Alvin, who ran a grain farm and equipment dealership. When the time came for Steve to launch his own career, he wanted to start from the ground up and still find a way to feed his family. After the credit union turned down Steve’s first business loan application, he shifted gears and approached a friend about purchasing a tractor and trailer they were selling. Despite having no money for a down payment, the friend shook Steve’s hand on a promise to repay him within a year. So did another friend, who extended him the same credit-on-a-handshake for diesel fuel. Both of the friends were repaid on time, and Steve’s Livestock Transport was well on its way. “It was touch and go at first,” Steve Brandt admits. “In the days before log books, I drove long hours seven days a week for the first five or six years. I soon bought three more trucks and truck number three was my first owner-operator.” Today, 30 years later, Steve’s Livestock Transport is a leader in the transportation industry with a fleet of 140 power units transporting livestock across Canada and throughout the United States. Brandt gives a large amount of credit for the company’s success to the executive team at the table with him.

“Our growth and everything we have achieved to date would not be possible without having the right people in place, and our people are among the best in their field,” Brandt says, naming COO Bill Rempel, CFO Bruce Haresign, VP of Logistics and Industry Relations Rick Peters, and VP of Organizational Development Candace Bartel as the key decision makers having the most impact on operations. This leadership team has helped to ensure that Steve’s has managed to change along with the evolving agriculture industry. “At the beginning, 98 per cent of our freight was cattle, but within 10 years, the pork sector rose to greater prominence,” Brandt says, adding that the company continues to transport both hogs and cattle. Brandt is proud of the fact that his team are not just able to roll with the changes – they are setting out to be the change. For example, in earlier years, Steve’s recognized the importance of biosecurity and the role they played in reducing and preventing the spread of diseases and other issues pertaining to risk management. “We needed a wash bay facility to clean our trailers, so we built one at our home terminal in Blumenort (near Steinbach, Manitoba), and then a wash bay in Brandon, and another in Acme, Alberta,” Brandt says. Recently, the Acme site was closed to make way for a new terminal and state-of-the-art wash bay in Red Deer, Alberta which houses a commercial truck wash and large equipment repair service facility.

Steve’s Livestock Transport’s senior-most driver joined the company as an owner-operator nearly 25 years ago; and even at the age of 84, he still loves to get behind the wheel as a company driver. His name? Alvin Brandt – Steve’s father.
THEIR GREATEST ASSET: PEOPLE Becoming the largest livestock carrier in North America requires a commitment to innovation. For example, since most livestock freight runs north to south from the Canadian Prairies down to the U.S. Midwest, Steve’s had to come up with a profitable way to haul freight on the return to Canada. Their solution was to design a convertible trailer that could be sanitized and modified to haul general dry freight (everything except food) back into Canada.
“We are very much a family company that really knows livestock and the livestock hauling business,” Brandt says. “Not only is my father still driving for us, my son Jason is the Alberta Logistics Manager in our Red Deer terminal. My wife Betsy was involved in the business for many years and while my mom once drove a truck for us, she is still around the office on most days.”
Steve’s invented and built an industrial-strength baking bay for livestock trailers. Capable of reaching and holding temperatures at 167°F (75°C), the baking bays effectively kills many known biohazards familiar to the hog industry, most recently the PED virus. This is the final step in Steve’s extensive sanitation protocol before transporting.
When asked if he thinks about succession planning, Brandt, who is only 50 years old, says that as long as he has his health, the good genes and energy he has inherited from both of his parents will ensure he runs the business for a very long time to come.
In 2015, Steve’s introduced an all-aluminum hydraulic lift deck system designed to reduce animal fatigue, stress and injury while moving livestock. As livestock will no longer need to use a ramp when entering or exiting a trailer, the hydraulic lift system reduces stress on the animals and contributes to improved meat quality.
WHERE THERE’S A WILL, THERE’S A WAY When the Flood of the Century hit in the spring of 1997, the Red River overflowed its banks in Minnesota, North Dakota and Southern Manitoba, causing widespread damage and evacuations.
“Because animal handling is a top priority for us, we knew we had to find a better solution to ensure the health and safety of the herds and we believe this hydraulic lift system is the future of moving livestock,” says Brandt. “We always try to do things that have not been done before and this one was a game-changer for the industry.”
“Dikes were constructed based on a 49-foot estimate of flooding set by the National Weather Service and the Red River crested at 54 feet,” Brandt recalls. “A countless number of people had to be evacuated in the Red River Valley, but little attention was paid to the animals. Our company worked night and day for two weeks to get out as much livestock as possible, and in that time, only lost a single cow to the disaster.”
Understanding that happy drivers and front-office staff make for happy customers, Steve’s Livestock Transport takes its responsibility for the people it employs and serves as seriously as the company takes its strict standards for humane animal handling, safe transport and on-time delivery. Little wonder Steve’s lives by its motto: “Our greatest asset is our people, our customers and our team.”

A large number of its drivers and owner-operators have been driving for the company for several years as they enjoy the dedicated runs. While its hauling lanes are mostly in Western Canada and the U.S., Steve’s also does pickups in the east. “We have a lot of daily runs and some weekly runs too,” Brandt says. “We also purchased and run a successful driving school here in Manitoba, but we recruit new drivers from anywhere in Canada.” FEBRUARY 2018
