CARRIER PROFILE
Titanium Transportation Group Marilyn and Ted Daniel did not come from a trucking background. The vision they brought to their trucking venture came from other industries. Ted, a Chartered Accountant by Profession, has worked in financing and on corporate turnarounds. He has a Bachelor’s degree in Computer Science and an Honours degree in Business Administration. Marilyn has an HBA in Political Science from the University of Toronto and she worked for the Attorney General for eight years. Titanium Transportation Group started as a freight brokerage business in 2002 moving just 10 brokered loads in the first week. After about 2 years Titanium moved to larger quarters that included some warehousing. Wanting to expand the warehouse space, they purchased a straight truck to obtain some freight. Quickly realizing that a straight truck was not the direction they wanted to go, they bought five tractor trailers and hired a person with experience and a background in trucking, who is still with the company today. In 2007, they partnered with the Zzen Group, a Toronto billionaire who continues to be their largest shareholder. “We needed the Zzen Group because we knew that banks were not going to help us grow by taking on any risk”, states Ted. He continued, “We needed a strong private equity partner who could help fund our growth”. At this point, Ted became the full time President and CEO at Titanium armed with about 25 power units and a plan to become a large trucking company.

In 2011, Titanium made its first acquisition: FlexMor Industries, a fleet twice the size of Titanium at that time. Marilyn stated, “We were unknown for the most part, so much so that drivers would tell me that they heard Flex-Mor had purchased Titanium. Flex-Mor was a really transformational acquisition,” said Marilyn. “It moved us from a little company to a much bigger company.” In 2013 they made three more acquisitions and to date they have made a total of ten acquisitions. Today they operate out of Bolton, Ontario with 430 power units comprised of 60% Company Drivers and 40% Owner Operators. Their headquarters span 72,000 sq. ft. with 58,000 sq. ft. of warehouse space. Titanium is one of Canada’s few, publicly traded transportation companies. In 2005 Ted obtained his AZ licence so he could better understand what a driver experiences every day. He feels it gave him the perspective of how to improve a driver’s environment and he now knows and understands their core values. While it is not possible any longer to know every driver due to the size of the company and aggressive growth, Ted and Marilyn are still closely connected to the fleet through the team they’ve built around them. Everyone is rowing in the same direction; everyone with a vested interest. Ted explained that he is modeling the company with the West Jet philosophy in mind wherein

every employee is an owner of the company. They want the people inside the walls and the Drivers and the Owner Operators at Titanium to be part of the team for all the correct reasons. The Titanium culture is embedded in each terminal as well as an overall safety culture. Ted states, “In addition, our culture is based on our technology innovation which is part of my background. We demonstrated this through winning the TMW Innovation award in 2015”. An open-door policy ensures this will continue. Ted elaborates, “We have implemented a stock purchase plan and I believe it is the only one like it in the trucking industry. The plan is for everyone, including all Drivers and all Owner Operators to be owners. Other trucking companies have a similar plan for executives but we are determined that all who carry or wear the Titanium name can purchase stock. We match the purchase one for one on every Titanium stock that they purchase.
There is a strong sense, in Ted’s mind, that there is a revolution now occurring in trucking. He references the ‘driver shortage’ that ‘never was’ that is now here! E-logs are here as well and by January, 2018 they will be 100% implemented at Titanium. Ted feels our industry is overdue for serious modernization and it is time for trucking companies to insist on being paid what they are worth; that shippers should want to deal with quality driver fleets and with fleets that invest in safety, equipment and training. He further states, “We will pay the money to have the best drivers and owner operators but the shippers need to take their part in this. If other fleets follow our lead, it can change the direction of trucking. Our industry does not need to be turned upside-down but it does need to get better”. Ted also feels that since many drivers are now shareholders, they are sharing in the company’s success and its amazing culture. “Our low turnover is one indicator and it has also resulted in safer operations; in having the best administration technology which in turn produces better customer service and improved profitability”.
Marilyn adds “We want staff and drivers to be happy with the company logo on their shirt or their truck and my personal motto is: ‘we want you here if YOU want to be here.’ In this way, everyone has a vested interest in the company and in the company message which carries through in all of our recruiting. We want the message to be spread that we are growing, that we have above average pay, that we have the best people and that we want to have the best drivers”. Ted feels that the company has instilled a positive corporate culture that drivers appreciate.
Other changes are in the wind. Titanium has just ordered five, all-electric Tesla Semi Trucks. Recently unveiled, the all-electric truck will reportedly possess a 500 mile range on a full charge, a 400 mile range in a 30 minute charging time, a better ability to maintain a high speed when traveling up a high grade than a diesel semi, and a “payback” period of just a few years.
One strong indicator that Titanium is on track with its goals is its annual turnover rate. As a publicly traded company, the published rate is 13% (2016). A huge variant from the norm when you consider the Canadian average turnover rate is somewhere between 40% and 80% per annum. Marilyn is well aware that drivers are in high demand. “The first thing I tell Drivers and Owner Operators is that Titanium has always been very driver-centric. We really try to make sure we remember where our business happens. It happens on the dock and I often tell drivers that we have high driver retention and a very low turnover rate for a reason. In most cases they like what they hear”.

Since Titanium has a world class lease program that does not include any mark up on the tractor or on maintenance, if a driver or owner operator stays with them, they will own their unit in short time. They receive a low interest rate and have a 5 or 6-year lease option on new trucks. Marilyn feels that, especially for younger drivers, it is a great way to plan for their future by owning their own truck and owning and keeping shares in the company. They help drivers work for today and plan for their future. The future certainly looks bright for Titanium Transportation Group, Inc.

MAKING YOUR MILES COUNT Robert D. Scheper
Integrity as Your Foundation I have heard (and tend to agree) that about 50% of all drivers would come off the road if they could get a job that pays the same as what they are getting now. That means a very significant amount of drivers are not really committed to the industry. It is the primary reason that anywhere from 5-15% of all independent operators you see on the road today will not be there in twelve months. Approximately 50% of those who quit this year will be back within 24 months due to financial necessity. It appears many drivers who drive do so primarily for the money. Prior to 2003, I too was looking to find something other than the trucking industry. I toyed with research, software companies as well as other interests. But it wasn’t until I got personally involved in a client’s conflict with their carrier that I committed to serving the trucking industry. It was then that I began writing my first book. Well over a decade later, I love my job and believe it’s one of the best choices I ever made. It’s not that I’m making more money than I could in other industries; it’s that I see the benefits from my commitment and derive a deep sense of success from helping people.

Happiness in a career comes from a sense of purpose, not finances. I am happy for drivers who enjoy their work. Enjoying anything in life requires commitment. Most everyone knows that very few jobs will be “perfect”. I’ve always heard that if you enjoy 80% of what you do then you will truly enjoy your work. The other 20% is endured with a good attitude, waiting for it to pass back to the 80%. Enjoying your career is much more than just WHAT you do. It’s primarily HOW you do it. Even doing the simplest of tasks can be made special if it’s done with integrity. Everyone wants to be known as a person of integrity; it breeds respect. Respect is a commodity of much greater value than dull old cash. When a person is respected and valued they rarely leave. Building a career on integrity takes time and usually considerable sacrifice, but once integrity is set in a foundation, it can carry a great deal of career pride. When integrity is the foundation of any career it will attract people of like mind. Acquiring and renewing good quality friendships is one of life’s greatest

Working in an atmosphere of respect and integrity makes any job awesome. Being a leader, someone of influence for the good of your environment makes you a driver who truly counts.
blessings. Everyone suffers from disappointments and setbacks but having trustworthy comrades to support us is often the difference between surviving and veering off the path and into the rhubarb. Friendships are no different than any other life asset; they need investment and regular maintenance. Don’t leave them unattended too long. With today’s technology there is no excuse to drop out of touch.

SPEAKING FROM EXPERIENCE Ray J. Haight
Driver Retention Masterclass Over the past six months I have been meeting with various carriers all over North America. The purpose of my visits is to facilitate workshops for our recently released program called Driver Retention Masterclass through Vertical Alliance https://www.infinitiworkforce.com/instructors/ ray-haight. The training I do encompasses the entire gauntlet of steps that it will take to get a handle on driver turnover; from building a solid foundation of driver support at a company, up through Adam Maslow’s hierarchy of needs and what we finally call the circle of success. For those who have not been exposed to looking at driver turnover from this paradigm, it can be quite revealing. I thoroughly enjoyed my most recent effort that took place at a carrier in the mid-west whose carrier profile would look like this: 340 trucks in the fleet of which half are Owner Operator and half company owned. They are primarily in the 5-axel flatbed business but also have some tankers and a small fleet of heavy haul multi axel equipment. Their current turnover is over 110%. They need help and the nice part is that they know it and that it is all on the table, nothing is sacred. It’s perfect for me. This is a facilitators dream. What I mean by this is that they know the need and are welcoming a

cultural change. They realize that what they have been doing in respect to their Drivers and Owner Operators is not working. They are looking for change and are willing to do whatever it takes to stop the multitude of issues that come with high turnover. Recognizing this during early conversations with the President was easy. Having him take the plunge and entrusting me and Vertical Alliance’s new offering was a little more daunting but agree he did. He told me later that the key thing that helped his decision was the reference to cultural change. If your company has high turnover I will guarantee the culture is sour. Leadership and the people who work for you cannot lose high volumes of drivers and feel good about the company. Think of the human tragedy on a regular basis. In this case, multiple times a week, drivers are heading home to their families to tell them they are out of a job. It’s demoralizing. Somehow trucking has conned itself to becoming immune to it but it needs to get back to taking these failures personally. From the top to the bottom it’s a failure so recognize it, own it, dissect it and fix it. Beyond the human tragedy, high turnover has many other nasty side effects. It deteriorates CSA numbers, it elevates insurance costs and it deteriorates reputations in every part of the

facilitated this element for some time. It turned out to be a great experience that I thoroughly enjoyed and we had a very productive meeting.
business; with shippers and suppliers, with prospective employees inside and outside the walls, with DOT and FMCSA etc. If that’s not enough, it also will devastate a company’s profitability and that threatens sustainability.
The meeting included the senior management team and the two new change agents. We briefly updated the group on the theory of Maslow hierarchy of needs and built a base to execute a solid plan of execution. I was glad at this point to hear the President explain to his senior managers that the two Change Agents, who are mid managers, report directly to him on this project which shows great support for them. We laid out the framework for a SWOT test, highlighted priorities by their ROI factor and then we discussed how they should proceed with the program.
If a company with high turnover is looking to develop a sustainable, profitable growth strategy for the future, tackling this problem will offer that future. Like many things it tends to wrap itself up in hard work. The good news is that it’s doable and there are many companies that have done it. There is a formula and it is tried and true if you have the discipline required to make it happen. The reason I had so much fun with this carrier was that I recognized their commitment to make change. In fact, the President of the company had already decided that he needed two employees and himself to take the training. It was agreed that the two, in addition to their current duties would also carry the titles of Change Agents. These folks, at a point in the near future, will assist employees and senior managers as they maneuver through the training and implementation of the DRM (Driver Retention Masterclass).
I think the future looks bright for these folks. They made a brave decision and if there is anything I know as fact, it’s that change scares most folks. If leadership is adverse to change or doesn’t fully support it, then nothing will happen. I will report back on the progress of this effort in future articles. I’m set up to talk to them once a month which might sound a little dry to some but not to me. I have challenged these folks to reduce their turnover by 50% - from 110% to 55% in the next 12 months. With a 340-truck fleet that means 170 fewer Drivers and Owner Operators that will fail at this company in the next twelve months. If that’s not worth the effort I don’t know what is.
Most of the workshops I facilitate take a full day and a half, where we spend some time on each of the 46 videos in the series and then flip through the accompanying workbook. On this occasion, I asked the President if he might be interested in putting in a little overtime on day one to get through the training material and use day two for an impromptu strategy session. He agreed to this and off to the races we went. I have to admit to being a little nervous as I hadn’t

ARE YOU READY FOR ELDS? At the time of writing this, December 18th was fast approaching and with it came day one of the new Electronic Log Book era. Like it or not, it appears that in the USA at least (Canada has yet to formalize a firm start date), this will be the law of the land. If you’re on the fence as to whether this will affect you or not, here is a simple question: Do you run with paper logs now? And if so, do you operate in the USA? If you answered yes to both of these questions, it’s a good bet that if you’re not outfitted with either the grandfathered EOBRD (Electronic On-board Recording Device) or a compliant ELD/ ELOG/ HOS system you should be seeking help ASAP to get equipped and to get compliant! Many people wonder if plugging in an ELD Device will void their vehicle’s warranty. Sargents established its roots in 1983 in the wholesome town of Mars Hill, Maine. Happy New Year! My gosh, is it 2018 already? What a year 2017 was for the trucking industry. We saw several new items come into our industry; mostly good stuff. Of course, the BIG one was Electronic Logging Devices (ELDs). As of December 18, 2017, all trucks entering the USA need to have an ELD or an EOBR. I hope that you have yours. For those of you who are regular readers of this article, you know that I believe in ELDs and I think they are the best things to happen to trucking in many a year. I know that the trucking industry, because of the ELDs, are in for some pain but I believe that in the long term, ELDs will be a huge asset. Going forward, shippers will have to start to treat the driver with the respect that truck drivers deserve. In 2017 we saw some companies give long overdue pay increases to the drivers and when I say long overdue, I mean it. In some of the previous articles that I’ve written I remembered just how much money I was making 34 years ago as a truck driver. When I added an inflation calculation to that figure it became clear that most truck drivers are not getting

what I used to earn 30 years ago. Therefore I am thrilled many drivers got a raise this year. Their pay is not where they need it to be yet, but the industry has to keep moving the needle forward to take care of the drivers who sacrifice so much to get the cargo delivered on time and safely. This year we unfortunately also witnessed several companies go out of business in Canada. Most were the small family companies, which happens to be my core business. Yes, I love helping those small fleets. We kept hearing about the driver shortage and the pressure that it may be putting on the family-run trucking company. So what should we look forward to in 2018? Maybe I’m showing my bias and the words “look forward to” should read “what should we expect”? My feeling is that things usually change for the better and that change in 2018 will happen. For example, here in Canada, we can expect to hear a lot more about Canadian Electronic Logging Devices (ELDs). Yup, they are going to be coming to a province

the seat. I believe that this is whether it is a car or truck. But I think mainly trucks! 80,000 pounds of rolling truck and cargo is colossal weight and would cause enormous amounts of damage in a crash. I would feel a lot safer knowing that in the event of a malfunction, we still have a human willing and able to take over. A human behind the controls is the way it is in an airplane and it has been like that for many years. I’m not aware of any talk in the airline industry of changing that. So let us keep the truck driver behind the wheel of self-driving trucks. And what is Safety Dawg doing in 2018? I will be continuing to expand my YouTube channel, adding more resources to my Safety Dawg website as well as developing and offering more online courses at Safety Dawg EDU.
near you. I don’t think that we will see ELDs for Canadian trucks in 2018, but we will hear lots about them. I do expect to have many of the Provinces issue their proposed laws regarding the Electronic Logging Devices. I have read in the press that many people are expecting that they will take effect in the year 2019. I think that is a little too optimistic. I do believe that in the year 2020 we will have ELDs legislated here in Canada and truck drivers that are now required to complete paper logs will have to use Electronic Logging Devices at that time. So what else is coming in 2018? I think you will continue to hear about the driver shortage. Of course, I don’t believe that there is a driver shortage, only a quality shortage. We are going to hear a lot more about alternative fuel vehicles such as the Tesla’s semi-truck as well as Nikola’s semi (which runs on hydrogen fuel). Both are very interesting and both vehicles will be promoted as saving energy.
