MAKING YOUR MILES COUNT Robert D. Scheper

Reevaluate your New Year The Barenaked Ladies... (the music band) wrote and sang a song “If I had a million dollars”. It was a huge success (sorry to all those who know the song and now can’t get it out of your head). The words expressed the writers desire to purchase things with… a million dollars. The list of cute and ridiculous stuff droned on and on with the conclusion the author would “buy your love”. It’s a silly song that unfortunately reflects too much of what our society has embraced. Hollywood and the Media imply that money can buy love, or at least stuff that can be given to people so that they... love you. It’s a silly notion, especially when presented in a silly song. Coming out of the holiday season, we have now entered the time of paying for our holiday buying. We are working to replenish our cash reserves, our line of credit or pay down our credit cards. It’s a vicious battle between work and play or, time verses money. January is a stressful time for many people. Year after year the grinding January pressure 16 • OVER THE ROAD

takes its toll on the populous. It need not be you, if you muster the resolve. I am a big fan of Dave Ramsey. In fact, this last summer my wife and I dropped into the Ramsey Group headquarters (Dave was on holidays, so I did not meet him). Mr. Ramsey has a theme or motto “Live like nobody else, so you can live like nobody else”. It’s a great line. I highly recommend his programs and his resources. I know many drivers are fans of his program as well. The theme of Dave Ramsey’s program is to live BELOW your means, pay down your debt and then (still living below your means) save/invest for your future. Once you’re on that path your will to solve January’s issues will be less stressful. Eventually (with enough resolve) your financial resources begin to work for you, rather than you working for them. You will have control of your time, rather than your time controlling you. However, to get there it’s a very different lifestyle; one of discipline JANUARY 2019


and sacrifice, not pleasure and stuff. When you abandon the accumulation of “stuff” you generally find out that the really valuable things are not for sale. They can’t be bought; they are your family and friends.

Every year I reevaluate my pace of work and my investments. Not just my financial investments but also my relationship investments. Some relationships are worth the resources and cost while others may not be. Carefully evaluating which is which is critical. Toxic relationships can be a hindrance to your success. However, in the end (death), good relationships will be the only thing that really mattered. Making sure your quality relationships are true and secure is more important than all the stuff that can be bought.

Driver Retention = Discipline The core of the Truckload Carrier Association TPP’s newly released driver retention project plan is a focus on managerial discipline. It lays out a step-by-step process that is designed to layer a continuous focus on creating a drivercentric culture at any given trucking company, starting with the commitment by the senior management team to the successful execution of the program. Through the process of rolling out the Driver Retention Project Plan to a new company, we encourage an on-site visit and workshop that I facilitate. Having done these on numerous occasions, I can usually expect that one of the common concerns that will be revealed is that of consistency among the team members to the retention cause, which of course, is crucial to the successful execution of the Driver Retention Project Plan. The manifestation of this concern among senior managers is in and of itself very telling of the culture of the business and it is a likely sign of a company (although it may be successful) that is likely not performing to their maximum potential. What I mean by this is that this is likely a business that operates in silos and not as a high performing, focused unit. Each department is trying to keep up to the pressures of the day, living in the whirlwind. They are not genuinely supporting each other and suffering when it

comes to focusing on either a common purpose or accomplishing a WIG (wildly important goal). One of the benefits of the Driver Retention Project Plan is that at its core, it strives to hold people accountable for staying to the project plan. If an individual is not onside, they will be called out on their lack of focus by other members of the team. Hopefully, this is done in a supportive way (as is encouraged). This support is a core commitment that each senior manager makes to the others as part of the program, and it is critical to its success. The program also addresses the blame game, finger pointing and dodging accountability, which of course is nothing but child’s play and a waste of spirit. The turnover in this industry and at each company I work with is a result of the company’s entire personnel’s efforts to get where it is – period. Taking full responsibility and ownership of the situation each company is in is the starting point for the program. There is no future in finding bad guys or playing the blame game, none. Everyone at the company and everyone reading this article for that matter has done everything perfectly correct and in perfect order to be where you are today. In your career, in your relationships and in your communities, you have to own that paradigm. Not to say that challenges and in some cases significant problems didn’t present themselves to you, but you decided how

to be the doer but to be the coach and trainer. Completely different role; the new role objective is to create and support a highly competent workforce; they can do this by removing obstacles to performance, challenging norms, coaching to results and doing everything they can to make their own job obsolete.

to react to those issues. It was you that did so, so own your successes, own your failures, own your past and own your future. Without this core understanding as a starting point, the Driver Retention Project Plan (and any other WIG for that matter) has a very narrow chance of ever resulting in the success that it was designed to achieve.

I have been in this situation on more than one occasion. I have had managers who were in the office 80 hours a week, creating and then burying themselves in spreadsheets. In the meanwhile, their departmental results were abysmal. I had a manager who was with me when I was small and we were very close but he was suffering when we began to grow. I remember specifically, after a round of performance reviews, asking him to show me his reports. His department was underperforming to expectations and set goals and yet almost every performance review he did with his people stated that they were individually doing great. This is a doer and a friend, not a manager. Of course, everyone wants friends but as a manager, that must come after respect is earned. Even then, the manager must be the authority in the relationship and needs to understand the responsibility that comes with that position, and that takes discipline.

Where this gets extremely difficult is when a small company begins to grow and the owner starts to see gaps in the performance of the managers. With growth comes more rules and structure, it has to, or there would be mass chaos. Systems and processes are brought into the business to handle the volumes in an orderly fashion. Unfortunately, what gets revealed quite often is that long time senior managers that were a perfect fit when the company was small now struggle almost daily under the new rules and so do their results. In a nutshell, they are too busy mopping the floor to turn off the faucet. If you let the situation continue then your company will underperform and the individuals will continue to suffer trying to keep afloat, even though they will argue until the cows come home that everything is hunky-dory. Hopefully, there is a lateral move you can make that will appease the situation. If not, ownership has some difficult decisions to make that have to be dealt with.

Application Documents – Be Prepared! Happy New Year! With the New Year, some of you will look for a new driving position. Here are some common errors or mistakes on application documents. This topic is very important for both the driver applicant and the safety office of the company receiving the documents. Why is it necessary or even critical? It always comes down to ‘liability’ for the carrier. If the driver applicant completes the application or qualification forms incorrectly, then they risk the chance of being terminated. So everyone needs to be protected, both the carrier and applicant. You can do this by not making any errors. One error is an incomplete, driver application, qualification form. If there is a spot or blank on the application form, fill it in. Don’t leave anything blank. I know that we are in Canada and many of the trucking companies do cross-border work. The USA FMCSR (Federal Motor Carrier Safety Regulations) requires that you fill out all items such as driving experience. The driving experience section is to include the types of vehicles and work that you have done. For example, this could be tanker work, flat deck work and dry van hauling. Most application documents have a section for crashes. The application will stipulate how far back the company wants you to go.

Most application forms require either three or five years of information in this section. You will need to know the collision details. Where it happened, were there any injuries and/or any fatalities? Of course, the date of the accident is essential. The same information is also required for any convictions that you have received in the last few years. You will need to know the date and the charge that you were convicted of. It is shocking to me that safety people accept an application form and fail to scrutinize it carefully so that the form can either pass an audit or the review of an insurance professional. As a driver applicant, you might be wondering why an insurance company would review your application form? The insurance company is betting millions of dollars that the safety department of a trucking company is doing their job correctly and screening out unacceptable drivers. On a regular basis, most trucking insurance companies will review the fleets hiring practices and techniques. Of course, the insurance company is also very interested in who was operating the truck if you have a crash. The insurance provider must then defend both the trucking company and the driver and because it is for potentially

For each past employer, show the contact name and phone number, making sure that this is accurate as it will make it much easier for your new employer. Each employer is required by the Federal Motor Carrier Safety Regulations to verify at least your last three years of truck driving experience. Most insurance companies dealing with trucking are also demanding that trucking companies verify at least three years of a driver’s experience. As already stated, this is the most time-consuming and challenging part of the job application. Think about it before you apply and see what you can do to make it easier for the trucking company.

If there has been a crash, there will be a prosecuting attorney out there whose job it is to make everyone on the defense side look silly and incompetent. In the case of a severe crash, most lawyers are now being paid by a percentage of the settlement. They have a vested interest in creating an atmosphere to obtain the highest compensation. Making a trucking company and their drivers look incompetent in their hiring process is often not difficult if the driver files are not entirely complete. So when you the driver are applying for a new position, make it easy on the company accepting your application form. Be prepared. Come with a list of your past employers for the last 10 years. Make sure that you have the name of each company, the address, phone number and the contact names for each of your past employers. You’ll need the starting dates and finishing dates for each of the companies. Make a list of any crashes with all the details and a similar record for any convictions in the last five years. This’ll make completing an application form very easy for you and it will speed up the process for the safety department of the trucking company.

If you come prepared to complete the job application and you make it easy for the trucking company to verify your experience, it says to the trucking company that you are a professional driver and one that they need on their side. In other words, make yourself stand out from the crowd. And the best trucking companies will really appreciate your efforts and get you on board quickly. So be safe out there!

If you can help them in any way to speed up this process by providing them with the correct information, it will be a great help.
