Let Your Actions Reflect Your Words The older I get, the more I appreciate what people DON’T say. I think people talk too much and say too little. Maybe it’s just my perspective but young people can ramble on and on and after an hour of listening I realize, nothing was really said. Worse than that, sometimes they ramble on and say so much that you know they live in La La Land (not the movie). Building a great business or career requires the harmony of both words and deeds. A real professional has way more deeds than words. I have a very close friend who traveled with me a while back. We sat for three hours not saying a word. It was beautiful. Finally, when we did talk, it was meaningful, direct and clear. Trust is built by actions, not words. Classical education focuses far too much on words, not actions. I’ve interviewed hundreds of people in my career. Academically educated applicants seem to focus on what they know while seasoned workers focus on what they have accomplished. There is a huge difference. Young people should be taught what the work force is looking for. Employers and employees should be on the same page when it comes to workplace accomplishments. 16 • OVER THE ROAD
Business and career development are all about action, not words. One of my favorite business stories is about a bank on the west coast of the United States. It was sliding downhill financially as customers were closing their accounts and taking out their deposits. The Board met and discussed the matter and learned that customers were leaving because they were being treated harshly. The Board’s response was to initiate a public campaign to change the bank’s reputation. They bought thousands of banners and posters and covered the walls of the branches. Every employee was issued pins and new names tags with smiling faces. The entire region was blanketed with TV ads expressing how friendly the staff were and how deeply they cared. The problem was, the Board never told a single employee what was coming and never had a single class explaining the importance of friendly, customer service. The new words and message were delivered on cardboard posters and over the television. When marketing material arrived from headquarters, the employees, assuming they were supposed to be hung up... hung them.

are probably a type of person who talks too much and who walks the walk too little… change your actions and simply shut up for a while. Try not having the last word in a conversation or, not giving your opinion on the next number of conversations you walk into. A simple rule to help you along is… do not offer an opinion unless it’s asked of you. If it’s asked, you’re probably considered a person who knows. If you’re not asked… it’s probably best to just shut up.
At first, customers came in and saw the posters of smiling faces and smiled to the tellers. Being polite, the tellers smiled back. It was contagious, like the flu. It seemed to have an immediate effect on morale of both the employees and the customers. Deposits ticked upwards again, and it appeared the problem was solved. However, once customers got used to the dangling posters, they then only looked at the employees… who showed little to no signs of change. The employee’s service was identical to how it was before the campaign and people returned to their prior opinions. It wasn’t long until morale began to slide and people/deposits again began to leave.

Head office soon saw the numbers slide again and, not learning from their first mistake, began another campaign. This time, however, people weren’t listening. The rush of customers out the door sped up rather than reversed. Before the Board had the opportunity to correct the problem by adequately training employees, they had lost too many customers and the bank had to be bought out by a competitor. People learn who the talkers are and who the doers are. If you don’t learn the art of building a reputation of trust through action or simple follow through, your future will be limited in opportunity. If you realize that you

Time to Get Serious I have a real issue with carrier complacency when it comes to driver turnover. When I look at a motor carrier that has excessive turnover I see any number of things that ring of several serious issues that may threaten the company’s very existence. When operating with high turnover, there are always CSA scoring issues. This also comes with deteriorating marketability to the available insurance markets which equate to higher rates and there is a direct correlation between high insurance rates and operating ratios. There is also a direct correlation between high turnover and accident rates in that professional drivers want to work for safe companies. Conclusion; if your company has high-turnover and poor CSA scores and is facing a tightening insurance market, you better hope the current excess capacity that the industry is currently experiencing stays around for a long time because when it does slow down, and it will eventually, you’re going to seriously be up against it. How do I know this? TCA’s InGauge has data from over 170 carrier profiles with granular, detailed, comparable data points that reveal what I have just stated as fact. No more speculation or conjecture is required as this is now factual and predicated on hard data. Being an unsafe carrier is terrible for a trucking company’s business which both threatens the public and severely limits the return on investment and profitability.

The good news is that it is never too late to start doing the right thing which is investing in a better safety program, tightening the policies and processes and beginning a culture revolving around doing the “right things right”. The biggest issue here is the commitment to change which includes getting everyone’s buy-in and getting things started – change scares people but change you must if you’re going to win when it comes to lowering your driver turnover. So if you’ve decided to do this, the place to begin of course is with the senior management team. They have to understand and buy into the reality that living in a company with excessively high turnover is a losing proposition with a limited future. After that, you’ll need to get all the folks inside the walls onside and that can be a bit of a sales job in its self. We call it the ‘WIIFM’ = “what’s in it for me” and there are many nice WIIFM’s that come with this. For instance, back to InGauge data, we know that companies with lower turnover have fewer accidents and their CSA results are in much better shape than those folks with high turnover. Lower CSA scores and accident rates mean lower insurance premiums which just so happens to be a direct correlation to a better than the average operating ratio and profitability. We also know that bringing a safety-first culture into a company typically brings in tighter management practices in every area of business. Companies that operate in this fashion usually have a higher ‘truck to inside worker ratio’ and

they embrace technology at a quicker pace than their competition which is another direct correlation to above average profitability. We also know that these companies typically pay their inside workers a higher than average wage than most companies. Please keep in mind that no one comes to work with the intention of failing at his or her job. It just doesn’t happen. However, here we are in many cases with turnover numbers that would make a longshoreman weep.
I know where I would want to hang my hat. Don’t take me wrong here as the transition is not an easy one but nobody ever told you that running a business would be easy. A challenge yes it is. In my mind it is indeed a challenge worth taking but only of course if you want to be safer and make more money. If you can’t convince your people inside the walls that every departure from your company, whether voluntary or not, needs to be taken personally, you need new people. Every day, many folks have to go home and tell their family that they don’t have a job and that the next paycheck isn’t coming and that sucks. We all know that most can pick up another job pretty quickly but that’s not the point. It’s disruptive and it is a change and people don’t like change. People like routine in a comfortable setting. Companies call them job jumpers and refer to the situation as driver churn. You can give it all the labels you want; they left because you didn’t give them a good enough reason to stay. You have to make your company sticky; sticky as in setting yourself apart from the competition.
On a final note, the Truckload Carriers Association ‘Bridging Borders’ session is back for a second year after rave reviews of year one. It is happening in Mississauga on November 14th. It’s a half day event that brings insight into all sorts of issues from US legislative happenings, carrier benchmarking platforms, Canadian Trucking Alliance happenings and also my driver retention project plan. TRANS-FRT McNAMARA INC. In 1986, Paul McNamara and Lorna Taylor began the company as a freight forwarder. In 1989 the company purchased three trucks to augment the brokerage. A few years later, Greg Palmer joined the company working in operations and then sales before moving to Vancouver to open the western Canada operation for the company. In 1993, Ward Tregoning joined the company as the Controller, having come over from the Scotia Bank as their Senior Account Manager that handled the company account. In 1999, both Greg and Ward accepted the opportunity to purchase the entire company. Greg moved back after 8 years in Vancouver and the two men began a five-year purchase of the company with the goal of doubling the company size in 5 years. 32 years later the company looks much different. Three major terminals (Ontario, Alberta and BC) plus yards in Brampton and California; the company is

centered in Ayr, Ontaro with new offices built in 2011 that includes a 22,000 sq. ft. shop that features a pit capable of handling 5 tractors, 4 trailer bays and 30,000 sq. ft. of warehousing for their cross-docking requirements. Currently they employ 130 people including both Company Drivers and Owner Operators. 85% of their freight is truckload. Ward states, “The average age of our Freightliner tractors is 1.5 years as several years ago we adopted a policy to have all our power units under warranty. Everything is replaced in 3 years”. He continues, “we often consider Owner Operators with older equipment. However, we look closely at their maintenance records and the overall condition of their truck”. While Over the Road was interviewing for this article, in attendance was Denise Elliott, Manager/Safety & Recruiting. Denise

We pointed out that thousands of Drivers and Owner Operators will read this article and then asked, “What one piece of advice would you like to give them?” Ward replied that it is the professional drivers that are the face of our entire industry. If a driver comes to them with a good attitude, then they expect to be treated well and respected in return. They have many drivers who have left to check out greener pastures and then returned for the kind of treatment they expect in a trucking company. “We also have an ‘open door policy’ so if a driver has a suggestion or issue, they can come to either of us as well as any member of the management team” says Ward. Denise Elliot mentioned that all their drivers have a choice to drive local miles or long haul. Some choose to ‘live in their truck’ by running as much as possible. “It’s their professionalism that enables them to do this” states Denise “and we are a pet friendly organization so many drivers take their pets and even here in the office, everyone keeps dog treats in their desk for that moment when a driver and his friend are here visiting”.
commented during the interview that she was currently reading an e-mail she had just received from one of their drivers. Upon request she read the e-mail and it is was as follows: Everyone can use a positive note to their day. As I was finishing up my drive today, I was thinking how much I appreciate the run I have, the equipment I use and the people I get to work with at TFM. I’m glad I made the move. Cheers! Kevin Matthews. Denise told us that this type of comment from one of their drivers is typical of the general attitude of the driving fleet. She continues, “We are one of the higher paying companies in Canada. We acknowledge safety with awards and we have a seniority bonus. When we asked Greg and Ward what they like about their company Ward said, “We are extremely safe and we pride ourselves on that. For the past two years, any equipment we have purchased has all the accident avoidance features available from Freightliner plus bunk heating/AC/lane departure notice and adaptive cruise control. And we are currently implementing forward facing cameras in our trucks”. Greg continues this thought. “Our strong management group and the longevity of the people who work here has allowed for a committee approach so that each management person provides value. Our drivers are well liked by our customers and many of our customers were in place even before Ward and I came onto the scene. Thus, we have a very stable organization. We excel on technology using McLeod Software for our operations. For a company of this size it represents a significant investment but it makes us more efficient and it’s better for the drivers and inside staff. It will also enable the company to grow. We are well positioned to double the size of our company because we have already invested in the technology that takes time to implement and that work is now complete”.

We asked if the pool of Drivers and Owner Operators is shrinking and Ward comments: “Not for us. For us it is growing and once we get them in the door to check us out, our pay package and environment closes the deal. Denise is on point for this”. Greg adds, “We currently have 95 Drivers/Owner Operators but our plan is to continue to grow slowly and steadily as we bring on more drivers. We have the infrastructure and capacity to ultimately have about 200 power units. We are cautious about growing too quickly”. Both men are still relatively young and have lots of years left in this business. They feel that with the money and effort spent on technology, they want to see the fruits of their labour and they are both excited for the future.
