Joining the software dots THERE ARE SO MANY TECHNICAL APPS AND SYSTEMS TO HELP RECRUITERS WORK MORE EFFICIENTLY, BUT IF THEY ARE NOT WORKING TOGETHER, THEN THAT GOAL IS DEFEATED. SUE WEEKES EXPLORES The ever-increasing reliance on technology and the proliferation of applications has meant that software integration continues to be a big issue for front-line recruiters. Recruiters need — and expect — to access far more functionality from their recruitment software than previously, and if they can’t, their efficiency suffers. Consider the findings of a survey of in-house recruiters by recruitment technology provider Jibe, for example. Jibe found that three-quarters of those surveyed said a lack

of integration prevents them from obtaining a complete “talent lifecycle” snapshot. Meanwhile, almost half (47%) indicated that integrating their recruiting and HR systems would be the most valuable technology upgrade, with Jibe commenting that this was “far and away” the most desired upgrade among respondents. As Jonathan Brown, vice present, global solutions, at recruitment solutions provider Futurestep (a Korn Ferry company) points out, a lack of integration can affect not just recruiter efficiency but also the candidate who will “feel

What would the process efficiency be? Perhaps it helps in one area but would it help us in terms of the end-toend process?,” he says. “And that’s the piece that has been missing.”

In addition, such a lack will also have a negative effect on a recruiter’s ability to analyse and report on aspects of the recruitment processes “such as where candidates are dropping out and assessing the quality of hire through the pipe and how the funnel is moving”, he explains. Brown believes that integration issues often arise because much of the growth in the talent acquisition technology space has been through independent innovation by start-ups or servicespecific companies. “For instance, assessment providers have now put their tools online, there are referral systems, social media plug-ins and then of course applicant tracking and CRM systems,” he says. “So there is a lot of innovation but not much of it is tied together.” Furthermore, he adds that some providers are less open to integration than others, maybe because other developers have a competing product or they are worried about data security and the risk of their systems being hacked. It isn’t just down to the developers to ensure integration is high on the agenda though, and Brown believes recruiters must play their part in a more integrated future by evaluating new systems and

To integrate or not to integrate Chris Bogh, technical director of Eploy, says that recruiters must be more mindful of knowing when and where but also when not to integrate and this is by assessing where the business benefit of the integration is going to come from. Rob Hayesmore, head of product design at Bond International Software, which develops the agency software Bond Adapt, agrees and suggests that in many cases integration issues stem from business process rather than technical complexities. As an example, he explains that while the bigger temporary agencies increasingly want closer integration between their back and front office systems, this needs to be thought through. “They want their front office people to have visibility of pay information so they can have answers to queries when temps phone up. It takes a client with a clear vision of the business benefits they are expecting to get the most from fully integrated business processes like this,” he says. “It isn’t about technology but ensuring the systems fit in with how they go about the business of recruiting.” While developers can advise on this, it is down to the individual recruiter to decide where the integration fits in. In the past some agencies have over-integrated because of wanting to see information from their entire application suite across the front and back office. “Then in the months after roll-out they end up taking a lot of it out because they’ve built something too difficult “With psychometrics the integration is seamless … the user gets the results back in their system and candidates don’t know they’ve been anywhere else” Chris Bogh Eploy

Guide to Recruitment Software “It isn’t about technology but ensuring the systems fit in with how they go about the business of recruiting” Rob Hayesmore Bond International Software to use,” says Hayesmore. “This is because they haven’t focused on the actual requirements of the key roles in order to make these people most effective at doing their jobs.” Bogh warns that integration with too many systems can also mean that recruiters lose track of valuable data. “If you capture a lot of data from the candidate and then at some point export it, ensure it isn’t lost as it will be valuable further down the line for succession planning and/or learning and development.” Look for the bigger picture In some cases, integration may not be the answer. Recruiters must look at the bigger picture, says Richard Turrell, head of marketing for First Choice Software, developer of RDB ProNet recruitment software for agencies. “Recruiters are innovative but ultimately commercially driven and therefore a particularly innovative integration may appear excellent but if the commercial gains are not demonstrable then often it will not progress,” he says, adding that the best-of-breed software approach may sometimes be the best route. “Trying to reinvent something in a new interface when the one you already have is carefully refined and user-friendly would be counterintuitive.” Similarly, Dave Scott, head of integrations at Broadbean, cautions against “pushing everything” from the application being integrated into the hosting system and advises “cherry-picking” the required features. The overriding priority for Broadbean when considering integration centres around workflow. “Our aim, when working on integrating different systems into Broadbean, is always to try to provide the services offered by the application or toolset in a native way, effectively extending our functionality,” he says. “The ability to customise the design of our posting

steps and control the final stage redirect on posting completion would be a good example of this, as they effectively provide our multi-posting capabilities in a way that they can be embedded directly into the hosting application’s existing workflow.” He adds that the other main priority is around having a “good, well-defined and stable flow” of import and export data. That will ensure that “key functionality in either the host application or the application being integrated continues to deliver the same business value despite there being new sources of the data on which it depends”, he explains. Challenges vary Broadbean’s integration challenges vary from client to client and highlight the need for recruiters to ensure they have their house in order when it comes to internal systems and processes to make the most of the integration. Scott says data synchronisation is one of the biggest challenges, especially where there is no master repository for a particular set of data, while there can also be user hierarchy conflicts. “Most systems will have some kind of user hierarchy with basic users and one or more tiers of administrative users. This may control access to functionality or it may be a way of silo-ing data in a way that reflects the business organisation,” he says. “The hierarchy used in the hosting system and the hierarchy in the application set being integrated may vary significantly, and ensuring the right services are provided for users in the host application without compromising the user access levels of the application being integrated is a regular challenge.” He also agrees that workflow conflicts can be another challenge. “Trying to reinvent something in a new interface when the one you already have is carefully refined and userfriendly would be counterintuitive” Richard Turrell First Choice Software

Guide to Recruitment Software Linking in to multi-posting software remains one of the popular areas for integration. Outside of this, priorities vary for agencies and direct recruiters. Eploy’s Bogh reports that one of the more recent trends for corporates has been a desire to integrate with video-interviewing technology. This can sit neatly aside integrations with services such as psychometric testing, and as well as fitting in with a recruiter’s workflow it is important that it doesn’t disrupt the candidate experience. “With psychometrics the integration is seamless and the user gets the results back in their [Eploy] system/portal and candidates don’t know they’ve been to a different part of the system,” says Bogh. When it comes to agency wishlists for integration, alongside multi-job posting and CV importing, Turrell says that they welcome tools that minimise administration and streamline workflow such as online timesheets and selfbilling. Meanwhile, Hayesmore says linking with thirdparty reference checking software and products that allow you to carry out e-shots and e-surveys on a client base are also gaining in popularity. Surprisingly, Hayesmore reports that integration with the mobile environment, and client and candidate portals are less of a priority with agencies. “It seems that although recruiters advertise and source digitally, some are not looking at engaging and interacting with candidates in the same way,” he says. Changing face of software acquisition The way organisations select and buy their software has radically changed and this also has ramifications for integration. An individual recruiter can go online and download several apps that they feel could make their life easier without even speaking to the IT department and to maximise the benefit of these they may need to be integrated into their daily working practices. First Choice has taken the approach of creating the RDB Store into RDB ProNet, which allows users to instantly download and deploy any features needed. “Payroll exports, reports, useful tools such as the de-duplication tool are all examples of free features users can take advantage of,” says Turrell, who believes the client should

Will it make people more efficient? • What impact will it have on the candidate experience? • Examine internal systems, databases and workflows to ensure these don’t conflict with integration • Avoid integrating every available piece of functionality of a system but cherry-pick what will suit your requirements • Allow new technologies and systems to mature, and consider that integration may not always be the best route immediately
be able to exercise choice when it comes to who carries out their integration. “This approach also gives integrators instant access to our whole supported user base, which itself means that it is often easy for the third-party to commercially justify doing the work themselves rather than charging our clients for the work.” Hayesmore says that recruitment software developers must accept that the days of expecting a client to use the recruitment software developer’s partner products are gone. “A recruiter could sit on their iPad and download 20 timesheet entry systems from the Appstore that they felt were good, so we have to work with multiple systems,” he says. This trend means more common standards need to be developed to make integration easier, he adds. While chances are the future will be even more integrated, there is certainly a case for thinking first and integrating later. Bogh gives the example of how some of the big networks such as LinkedIn have changed the way they have worked over the years. “It’s often a good idea to sit back and let technology mature,” he says. “And then it becomes much clearer what the business benefits are.”
