RECRUITERS CAN FEEL OVERWHELMED BY THE SHEER NUMBERS OF PEOPLE ON THEIR DATABASES. NOW, HELP IS AT HAND WITH SOFTWARE DEVELOPERS OFFERING INTELLIGENT SEARCH TECHNOLOGY THAT MAKES IT EASIER TO HOME IN ON SUITABLE CANDIDATES, WRITES SUE WEEKES Software developers explaining why a new product has been launched often refer to the ‘problem statement’. When it comes to search and match software in the recruitment world, this problem statement is: ‘lots of candidates, not enough time’. This may be an over-simplification of the difficulty addressed by some of the sophisticated semantic and contextual search technology that has evolved over the years, but it cuts straight to one of the biggest challenges facing agency and in-house recruiters today. The global recession that began back in 2008 brought a reduction in headcount in agencies and resourcing departments and a proliferation of candidates as unemployment rose. The combined effect has been hugely swollen candidate databases which have become unmanageable for many organisations. Moreover, the default reaction by many recruiters when it comes to filling a new position has been to go out to a job board, LinkedIn or some other channel and so further expand the database. Several recruitment software developers have risen to this challenge, offering clients an alternative to keyword searching by providing technology that intelligently matches a candidate and their skills and experience to a particular position. In 2011, Monster launched its SeeMore product, powered by the 6Sense semantic search technology. And last year, Evenbase, owner of

Both draw from a huge knowledge base that helps to distinguish the meaning behind a search. So if you use the term Java to find a software programmer, it knows you aren’t interested in the coffee or the island of the same name. Meanwhile, Bond International has taken a different approach by partnering with Autonomy, now owned by HP, to build contextual searching into its Adapt Insight module, enabling it to understand any form of unstructured data and the context within which it’s been written or created. comprehensive view of what is in your database using just keyword searching. Free text searching can be great but it lacks context. We’re describing this [Insight] as the third tool.” These types of products aren’t just about saving time and money. They also help to take online recruitment into a far more meaningful phase. Sophie Relf, marketing director for job boards at Evenbase, says Jobtology will weight a candidate in terms of the overlap between their skills, experience and qualifications. “This gives a far more authoritative result,” she says. “We’re in a strange space in the online world. When it comes to web content, a lot of emphasis is put on recency and frequency when searching but this doesn’t necessarily reflect authority. We need to ask what is good information. Products such as Jobtology will help to provide recruiters with more meaningful results.” Despite the potential power of these products, many recruiters aren’t yet using them to maximum effect. Monster’s SeeMore is typically used as part of the Monster Hiring Express platform, but can be built into an applicant tracking system (ATS) and is used by both agencies and in-house recruiters. James Brian, director of product management at Monster, says the former have been quicker to recognise the value it can bring them in terms of time-savings, while more education has been required for the corporate market in promoting more efficient ways of working.

Brian acknowledges that more work needs to be done on matching, not because of any technical shortfall in the software, but because the technology is being asked to match two things – a job ad and a CV – that are posted for slightly different purposes. “There is competition to get your job noticed, so there can be a tendency to use marketing fluff in the ad. Similarly, a CV is effectively a sales document for a candidate, so they will include a lot of information to make them stand out,” he says. “The only piece the search is interested in is, for instance, that the person is a product manager or a sales manager. So it’s a case of where the ‘sweet spot’ is from the job title and the other information in the CV, and what we want from all the information in the job ad. We are doing a lot of work around this to provide an immediate and natural match.” Another developer, Actonomy, doesn’t sell directly to clients but rather works with ATS providers to integrate its semantic search technology into their systems. Filip De Geijter, the company’s chief executive officer and owner, says it is working on enhancing the skills profiles of job descriptions to allow users to search on job titles and also automatically on related skills. “That is one way of moving forward for us,” he says. “The other is to try to include soft skills.” De Geijter believes that while many recruiters have a good understanding of semantic searching, providers sometimes use a different meaning for the concept, which can lead to confusion in the

Guide to Recruitment Software “If the software delivers meaningful results without them having to spend 20 minutes creating a perfect piece of Boolean, confidence will start to build” Toby Conibear Bond International market. “Often semantic search is considered as a way to handle synonyms while searching, but the reality is that it is much more,” he says. “Semantic search does need to include relations between criteria while searching. For example, searching on job titles is a good way to find candidates, but what if candidates cannot be found when searching on job titles? Maybe a good way is to find candidates based on skills that are required for the job title. That is more than just searching on synonyms – it is also on related terms. That is the real semantic search.” The underlying question in any discussion over intelligent searching is whether the recruiter is ready to trust a machine to deliver the best results. Brian admits that when Monster launched 6Sense a few years ago, there was a degree of scepticism. Since then, the technology has proven itself and Monster has worked alongside recruiters to carry out comparative searches to demonstrate its effectiveness. Brian says Monster never sells 6Sense without a classic search licence that allows recruiters to carry out Boolean keyword searches, as it acknowledges some recruiters have built up considerable expertise in this area. “But we would hope that when running fairly generic searches, people could try a semantic algorithm first.” Conibear agrees that the software needs to earn the recruiter’s trust. “If the software delivers meaningful results without them having to spend 20 minutes creating a perfect piece of Boolean, confidence will start to build,” he says. “Where we see the tool being most useful is where there is a huge volume of data and Boolean searching isn’t powerful enough to get through it; or maybe it is but you have to go through structuring your data upfront. “Even if your business is low-volume and highmargin, such as executive search, from a research

perspective you could be funnelling thousands of records to get a refined shortlist. It’s a tool to help with that.” The recruitment world is on something of a journey as far as intelligent matching is concerned. Brian would like to see SeeMore being used earlier in the recruitment process – at present, recruiters tend to use its ranking ability towards the end of the cycle. “We want it to be immediate and integrated in their work, without them having to change the way they work,” he says. “And from the candidate perspective, we want them to be presented to employers straight away as a great match.” For some of the other products, it is still early days. Adapt Insight has been tested for more than 18 months but officially launched only a few months ago. Conibear says agency feedback has been positive, with users saying it has helped uncover data they wouldn’t have otherwise found. In the future, he also sees it being used to search on media such as audio and video, with more clients requesting first interviews to be recorded on these media. While Jobtology is available, Relf says it is still being tested on the Jobsite job board. Initially, testing has focused on the candidate’s use of the technology. Jobtology is credited with a 45% rise in job application response rates because people have felt more confident of their fit for a role. Relf believes that the software also provides a familiar and comfortable online experience – something that is increasingly important to savvy online users. “This style of refined searching and matching to existing data is present in other media such as online shopping or, say, using Facebook sign-in to sign in to other platforms,” she says. “It saves candidates time and matches their specifications, not those of the websites. Recruitment software is for life, not just for Christmas!
M
ore than half of the recruitment software suppliers listed in Recruiter’s 2009 Guide to Recruitment software were not included in the 2012 update. Whilst this does not mean that they have left the market, it does demonstrate the level of volatility in the market.
Typically, recruiters buy software with a view to using it over a tenyear period and should feel confident that a supplier will be around long enough to deliver on its promises before entering a contractual agreement. Questions about functionality and hosting options are undoubtedly important, but there are other important questions that are perhaps overlooked. How committed is the vendor to continuously developing its software to meet the demands of the ever-changing recruitment industry? Does it have the financial means to support that development? What will happen to your data if the supplier ceases trading? These are the questions that should be asked first and foremost.
Prospective buyers should never shy away from asking vendors for information on financial performance and carrying out credit checks on them. If vendors don’t supply the requested information, prospective buyers should contact Companies House and seek credit checks. No recruiter wants to find themselves in a situation where they have gone through the process of investing in a software solution and training its employees to use it only to find the supplier is no longer able to support itself financially.
