WORKFORCE Crews could have five generations working on jobsites and owners need to ensure their personality types are working together.

I

t’s a challenging time in the construction industry. Not only are companies having a hard time finding workers to fill their open jobs, but construction business owners also have to find ways to keep the good workers they have. While that might not have been an issue when the industry was full of Traditionalists and Baby Boomers, the newer generation of workers tend to be a bit more challenging to retain and balancing the gap of years between the oldest and youngest generations can be a struggle.

THE FIVE GENERATIONS There could be as many as five different generations working together on any given day. Who are these groups and how can you help them work successfully together? 1. Traditionalists: Raised during the Great Depression, these workers are loyal and have the years of experience needed to be successful on any job. However, they can be slower than other generations to adapt to new habits and technology. The experience they acquired and their one-on-one interpersonal skills can prove to be valuable. 2. Baby Boomers: This group finds themselves in charge of many construction projects, in managerial positions, and often like to drive the workflow and impose their leadership traits. Their self-reliance can often challenge Traditionalist work loyalties, but they are also known for their hard work and many keep working past their retirement.

3. Generation X: These employees are also in many mid-management construction positions and find themselves comfortable supervising and mentoring others. Because this generation grew up with many technological developments, they work well with powered tools, computers and other digital tools like using PDFs over blueprints. This middle of the road perspective can be handy when tackling problems between older and younger generations. They can be tech-savvy and flexible, which empowers them to find good work/life balances for the entire company. 4. Millennials: The values and attitudes of this group will shape the future of your workplace and they want to feel valued in their careers. Millennials also share similar perspectives with older generations when it comes to being family-centric and this in part also drives them to find a better work/ life balance which can be a challenge for those used to working longer hours. 5. Generation Z: Generation Z now accounts for 20% of the available workforce. They are growing in experience and their emerging attitudes and values will not only challenge older generations to think out-of-thebox but also will influence your workforce to find new solutions and be more creative. Each of these generations has the power to influence the other positively. Construction business owners need to identify the values and attitudes of each group and work to break down the stereotypes that keep them from working together in a productive way. TECHNOLOGY MATTERS AUTONOMOUS VEHICLES When picturing the coming age of autonomous vehicles (AVs), it’s easy for some people to get stuck on picturing the cars themselves. Their sophisticated sensors, flashy dashboards and roomy cabins have created a well-deserved buzz and interest for humans who’d like to read the paper on their way to work. In order to stay on the road, avoid collisions and obey traffic laws, AVs rely on a series of sensors that help the cars understand the environment in which they're traveling in real time. By using a combination of ultrasonic, radar, imaging and LiDAR sensors, a digital road map is formed ahead of an AV to essentially help it "see" where it's going. The problem however, is that this vehicle technology is advancing faster than our infrastructure can adapt. The U.S. Department of Transportation estimates that nearly 65% of our roadways need work and less that 5% of them are

ready for autonomous vehicles navigation. Adding to that problem is the fact that as of right now, there are no federal funds specifically committed to getting public roads ready for these self-driving vehicles. So what are we as an industry to do? Get ready to change, and fast. Here are some ways AVs will change how we build the roads of the future: Lane Size: Lanes today are designed to account for driver wander and human error. If lanes were designed to the width of an AV, the lane width could be reduced by 20 percent. Less Signage: Signs and signals are important features of today’s transportation system as they provide drivers with the information they need to keep the transportation system running smoothly. But with the emergence of Vehicle to Vehicle (V2V) and V2I technology, future roadways will not need as many traffic signs and signals as information

can be transmitted to AVs wirelessly and in real-time. Traffic Reduction: AVs can drive more efficiently than humans can so they can ride closer together, reducing traffic and congestion. And since 93 percent of crashes are caused by human error and 25 percent of congestion is caused by traffic incidents, congestion should be reduced even further with AVs. A lot of people think AVs mean the car drives down the road and you’re facing the other direction, working on your computer, but we have partial AVs on the road right now. Honda, Cadillacs, Chevrolets, they all have these ADAS systems and they all depend heavily on being able to see that pavement marking.” Research suggests that there will not be a significantly new requirements for road marking such as embedded microchips, however, there may be changes such as 6-inch wide edge lines, and possibly adding minimum required pavement marking retroreflectivity levels (which has been a Congressional mandate since 1993 that FHWA is still trying to fully implement). Changes likes these have been proven in multiple studies to be good for both the human driver and the machine driver. ROADS THAT CARRY MORE THAN TRAFFIC In the future, roads won’t be only good for transporting goods and services. Our future infrastructure will be able to generate power, collect data and connect our vehicles to each other to communicate vital information. Some roadways

are already proving this can be done. The Ray project in Georgia is deemed as the nation’s first Smart Highway. Tests on this on a 18-mile stretch of a Georgia interstate use solar energy, recycled tires, vehicle telematics data and roadside right-of-way spaces in an attempt to explore how highways can become more ecologically beneficial, while generating revenue. The roadway is also gathering data through radios created by Panasonic. According to Allie Kelly, executive director of The Ray project, the radios can hear the data packet being traded between vehicles and this data has the potential to help develop safer highways. Looking at the data in real time, researchers can see that numerous vehicles activated their wipers at a certain time or that several vehicles report loss of traction. It can also see when vehicles report an air bag deployment, which suggests a collision. This data could help first responders deploy more quickly while also helping DOT officials warn other drivers and reroute them if necessary. Technologies are also emerging that will allow nanoparticle sensors to be embedded inside asphalt mixtures that can measure compaction and quality control and then relay integrity data to DOTs once the roadway is in place. “Roadways can’t just be counted on to do one thing anymore,” Nicholas Webb, CEO of LeaderLogic says. “The

Copeland says asphalt contractors should use innovative solutions such as drones, telematics and bots to collect vast amounts of data about our roadways today and use that data to better our industry. “With software advancement and Artificial Intelligence, this data can be used for insightful and actionable information for stakeholders,” she says. “We can harness data for marketing of the asphalt industry and to show customer preferences. We can turn that data in to project intelligence for the future.” The transformation of the transportation industry will depend on contractors like you who are willing to move roadway technology forward. he importance of good flow of hot oil in a hot oil heating system is often overlooked at hot-mix asphalt (HMA) plants. But good flow is essential to high heating efficiency and long life of the heater and oil.

KNOW THE SYSTEM Many service technicians often discover inadequate flow at plants they visit. Such plants are likely to have poor heating efficiency. The heater and hot oil are also apt to have a short life. The remedy starts with learning how the system works and what causes the problem. Consider a hot oil system heated by a

fired-heater. Most HMA plants use such a system to heat asphalt storage tanks and other components. The oil (also known as thermal fluid) is heated as it circulates through the heating coil of the heater. The coil is heated by hot gases from a burner that is fired either by natural gas or fuel oil. The amount of heat imparted to tanks and other heated components depends on how hot the oil gets and its rate of flow as it circulates through the coil. Restrictions in the system can reduce the rate of flow. Abnormally low flow rates can allow the coil to be overheated and damaged, causing oil to break down prematurely.

If there was a simple, easy way to measure the flow rate of hot oil circulating through the coil, the heater could automatically shut off if adequate flow were lacking. Unfortunately, devices to measure flow rates directly are not well suited to hot oil systems. That’s why an indirect method is used that relies on pressure measurements.

Pressure is measured at the inlet to the coil and at the outlet of the coil. The difference in these two measurements is known as differential pressure (DP) and is an indirect method of measuring flow rate. Thus, a switch that reacts to DP is used on all many hot oil heaters. The switch is preset to allow the burner to operate as long as the differential pressures sensed by the switch remain within limits. The limits are established by engineers for each heater model. DIFFERENTIAL PRESSURE You may be wondering what problems or conditions cause inadequate flow and what effect they have on differential pressure. Figure one includes a list of problems and their effects on differential pressure. The illustration depicts a thermal fluid circuit with a heater coil. Please note that one of the problems listed is restricted piping. A clogged hot oil strainer and restrictions in hot oil piping are the most common causes of low flow.

Piping restrictions are often caused by undersized hot oil jumpers used at pipe joints on heated asphalt piping. Many plants use ¾-in. jumpers, which are much too small. Many manufacturers strongly recommend use of 1½-in. jumpers. A 1½-in. jumper increases flow about three-to-five times more than a ¾-in. jumper. Not only do undersized jumpers reduce flow, they also cause unusually long heatup times at a cold startup. Because of this, many plant operators avoid shutting off their heating systems overnight for fear of delaying production the next morning, while waiting for asphalt lines to heat up. Consequently, they miss fuel savings from shutting off the system overnight. Unfortunately, larger jumpers are not easily retrofitted to existing systems.

ENSURE ADEQUATE FLOW So, no matter whether your hot oil heating is old or still in the planning stages, you should do all you can to ensure adequate flow. It really pays to consider flow—right from the start, before construction begins. But the quest never ends. You must always be alert to maintain operating conditions that ensure good flow. You should also consider the important advantages of using a multiline heater system, instead of a singleline hot oil system. Multi-line heaters significantly improve flow through all components, including the heater coil. If you're ever in doubt, reach out to your heater manufacturer.

How Do You Decide When to Upgrade Your Control House?

Sometimes rebuilding means fixing the issues which have caused the control house to become a “rat’s nest” of loose and frayed wiring due to so many people trying to fix this and that problem.

If a control house is costing you downtime, FIX IT

A

s I travel around our great country visiting asphalt plants, a very important question often arises: “When do you decide to upgrade a Control House.” I don’t spend the money, so my criteria is quite clinical. If a control house is costing you downtime, fix it! If the blending computer is not reliable, replace it. Same with the burner control. The most expensive thing at any asphalt plant is downtime – $10 a ton profit, trucks, paving crew, plant repairs, outside help, etc. When I am called in to analyze a plant and recommend upgrades the first question I ask concerns the amount of downtime in the previous season and what caused it. Once I have these details I can first examine the equipment generating the problems, then formulate a plan to address them.

WHERE TO START When I examine the control house I am looking for specific things. How

much downtime is generated by out of spec materials relating to the blending computer? How much downtime is generated by load-out problems? And how badly is troubleshooting affected by chaotic wiring. If we find that a large portion of the downtime relates to these issues then we look closely at the control house. If we can quantify the problems relating to the house high enough, we recommend rebuilding it. Sometimes rebuilding means fixing the issues which have caused the control house to become a “rat’s nest” of loose and frayed wiring due to so many people trying to fix this and that problem. For some reason people seem to seldom try to tidy up after themselves. As a result, some control panels get to looking like a big jumbled bundle of wires. The best thing to do in these cases is to simply strip out all the old stuff and build back new. So we replace all the switches with modern 22 mm stuff. We will build new VFD feeder controls, AC controls and install a new blending and load-out computers. We build a new baghouse pulse control system that is automated and linked to the AC inject so that during a

hot-stop the pulsing stops. When the plant is re-started, the pulsing picks up where it left off, rather than starting at the beginning which under certain circumstances can disrupt even dust flow and add considerably more fines when the system gets back to the bags that haven’t been pulsed in the proper sequence. We also build a new burner control and incorporate an "over-temp” shutdown safety that kills the burner if the baghouse inlet temperature exceeds 380° F. Generally we replace everything in the old control house that generated the problems. Now the plant should operate without problems relating to the control house itself. Move over Millennials, Generation-Z workers are ready to take your jobs and here’s why they’ll succeed

M

any construction business owners have a negative mind-set when it comes to the Millennial generation of workers. These workers are categorized as lazy, entitled, narcissistic and job jumpers, all characteristics not suited for careers in construction. Still, many companies are putting their efforts in to recruiting these workers in hope to help continue to close the labor shortage and skills gap the construction industry is facing. With most Millennials well in to their careers at ages between 24 and 38, the construction industry may have missed the boat on these workers. Good riddance you say? Perhaps. To better attract the next up-andcomers, a number of organizations are turning their focus to the next defined group of young people: Generation Z. Gen-Z workers were born between about 1995 and 2010 (ages 10 to 25). The leaders of this group are already graduating college and heading to work. They are 72.8 million strong and it looks like the financially prudent, entrepreneurial and hands-on aspects of the construction industry will appeal more to these individuals than their millennial predecessors. MILLENNIALS VS. GEN-Z WORKERS The frustrated recruiters in construction industry should be happy to learn that Gen Z is quite different from Millennials, and these differences should be noted in order to successfully attract and hire these workers. While Millennials were raised by Baby-Boomers who never wanted their children to suffer and to always know their worth, Gen-Z children were raised

by parents in Generation X who came of age amid a series of crises: Watergate, the fall of the Berlin Wall, the Challenger explosion, etc. They also watched their parents stress over bills and make serious efforts to cut spending however possible after the economy took a turn in 2008. As a result, Gen-Z children tend to be far less entitled and at the end of the day feel lucky to have a job. This is good for the construction industry. “Millennials were all about finding meaning in their jobs and how best to make the world a better place,” David Stillman said to a crowd of asphalt contractors during the National Asphalt Pavement Association annual meeting. “With Gen Z coming of age during the recession, they are putting money and job security at the top of the list. Sure, they want to make a difference, but surviving and thriving are more important. The cultures that can foster that are the ones that will win the war for talent with Gen Z.”

“They want to make a difference, but surviving and thriving are more important.” David travels around the country with his son Jonah, a child of Generation-Z, speaking about the differences between these groups of workers and how businesses can take advantage of those differences when hiring. “At a young age, we were told by our Xer parents that there are winners and losers, and that more often than not, you

lose,” Jonah said. “For this reason, we are looking for stability and opportunities to advance in our careers and are willing to stick around if we can find it.” HOW TO RECRUIT GEN Z So how can construction companies attract this pool of workers to the industry? Start by discussing opportunity. Smart companies are figuring out what value propositions they need to put forth. For Millennials, it was all about how they could make a difference in the world, even more than a paycheck. For Gen Z, it will be about salary and benefits first and how they will be able

to advance. That's a huge shift. While Gen Z is very salary-focused, it’s not out of a sense of entitlement as some feared with Millennials. This generation didn’t grow up in the booming 90s and as a result they want financial security and traditional benefits such as health insurance. Though this may be a welcome change for older managers, it also means that companies will have to give Gen-Z workers stronger incentives to stay loyal and that means you may have to pay them more if you want them to stick around. Gen Z will also be motivated by a clear career path. Millennials paved the way for pushing career paths to advance at a much faster pace. Gen Z will continue to push for fast advancement; however, it will go way beyond just pace.

“We won't be motivated if opportunities to get ahead are based on how long you've been in a job, that will make no sense to Gen Z,” Jonah said. “In our eyes, it should strictly be based on performance, whether you've been there three weeks or three years.” One way to get around this is to over Gen-Z workers several different opportunities to learn at once. Research from the Stillman’s found that 75 percent of Gen Z would be interested in a situation where they could have multiple roles within one place of employment. “Our national studies show how Gen Z is looking for customization in their careers,” Davis said. “Fifty-six percent of Gen Z would rather write their own job description than be given a generic one and 62 percent of Gen Z would rather customize their own career plan than have the organization lay one out for them.” Ideally this means managers should figure out a way to offer multiple career paths for these workers, but if they can't, creating environments where Gen

Z can be exposed to as many roles as possible will be critical. Initiatives like rotation programs and cross training will hit a home run with Gen Z because they'll get to feel as though they are working in many areas and therefore not fear they are missing out on anything. And while being mentored may not have appealed to Millennials, the thought of learning from more experienced workers is expected by Gen Z. “Our Gen X parents drilled into us that our opinions aren't always the best and that we have a lot to learn from others. Because of this, we will be very open to being mentored,” Jonah said. “It's never easy to be the youngest or newest employee, but because we know we have to start at the bottom and are not delusional about what it will take, we're hopeful we can create the common ground we need to be accepted and get ahead. Where Millennials came across as feeling the job was lucky to have them, we feel we are lucky to have the job. Seventy-six percent of Gen

Z said we are willing to start at the bottom and work our way up. Paying dues is back on the radar!” EXPECT GEN Z TO DISRUPT - IN A GOOD WAY Since the construction industry never quite became a home for Millennials, they never really had a chance to leave their impact. Don’t expect that from Gen Z workers. First of all, Gen Z has already disrupted the education industry as 61 percent of Gen Zers feel you should only go to college if you already know what you want to be. This presents an opportunity for an industry like construction to get in on the ground floor and offer good careers and good salaries to these future workers early. “Companies on the leading edge are getting on our radar as early as possible,” Jonah said. “Because we are in survival mode, we are focused on creating security at a younger age. Fiftyfive percent of Gen Z feels pressure to gain professional experience in high school and traditional industries are

struggling with Gen Z because they are not on our radar. We are daydreaming out the window [about working] at companies like Netflix or Google. We aren't likely thinking about construction or manufacturing. Usually companies think about reaching out to college students or they offer internships, but innovative companies should be looking for ways to partner with high schools to get on the radar even sooner.” Outside of education, technology adoption and use in an industry that traditionally lags behind the rest of the world will become even more important. Members of Gen Z are the true "digital natives." As they’ve grown older, things like smartphones, tablets, social media and even virtual reality have been the norm. They’re comfortable with technology, and if they’ve learned anything from their resourceful Gen X parents, could come up with new ways

to use tech to solve common problems faced by the industry. “Gen Zers are true digital natives and 91 percent of Gen Z said technological sophistication would impact their interest in working at a company,” David said. “As the workplace continues to figure out how best to incorporate technology, this generation will lead the way. This will not feel natural, as usually it is the older generations to lead the way. However, this is the first time we have the youngest generation as an authority figure on something really important.” Jonah agrees. “I believe my generation will bring an important entrepreneurial spirit to work,” he says. “We will constantly look for ways to streamline processes and procedures. One thing we hear from a lot of Gen Zers is that we think the other generations over-complicate

things. We have grown up in a time where often the middleman has been eliminated so we will look for ways to do things more efficiently when we show up at work. We truly are a DIY [do it yourself] generation and will bring this mentality with us to work.” There has never been a better time to recruit these realistic and exceptionally motivated young individuals to the construction industry. Generation-Z workers will be integral to helping the construction industry solve the growing labor shortage. Becoming a Preservation Option Asphalt lifts thinner than 1-1/2 in. becoming more common

T

he placing of hot mix asphalt (HMA) overlays thinner than the usual 1.5-in. minimum often raises eyebrows. But it’s commonly being done nationwide, and many agencies are totally sold on the concept. “Thinlay” is the general term used for this strategy. It involves special small-aggregate HMA mix in thicknesses only 3/4 in. to 1 in. placed as surface treatment on structurally sound pavement. These mixes are produced in hot mix plants and placed with conventional pavers and rollers. In California, typically only opegraded friction courses (OGFC) and thin-bonded overlays are placed in thickness less than 1 in. But based on national experience, thinlays might be thought of as another tool in the bag of surface treatments, usually applied as preventive maintenance for pavements still in good condition. In a recent webinar sponsored by the Asphalt Pavement Alliance, a panel of road managers from across the nation, including officials New Jersey, Ohio,

Wisconsin, Oregon and Mississippi discussed their experiences and bestpractice tips for thinlay technology. Based on their experience, thinlays have a lot of potential benefits and uses, including sealing, smoothing, improving skid resistance, noise reduction, x-slope restoration, minor rut leveling and raveling repair. Smaller thinlay projects are often done in-house with agency crews and equipment. As for the mix itself, thinlay HMA mixes generally use smaller topsize aggregate (3/8 in.) and a harder polymer-modified asphalt binder (e.g. PG 76-22). Specifications often require 100% crushed aggregate for maximum stability – especially in hotter climates. Because of the rapid cooling of thinlays, warm mix asphalt (WMA) technology can be used to aid in proper compaction. Thinlay best practices include: • Targeting pavements with PCI > 65 • Pre-repair of localized defects • Pre-milling of rougher pavement (e.g. distortions around intersections) • Placing an asphalt tack coat • Using riser rings on manholes and other ‘iron’ in the street. Thinlay HMA paving involves conventional paving equipment and is dust free with minimal traffic

interruption. Life expectancies are reported to be 10-plus years over old asphalt pavement and 6 to 10 years over concrete pavement. Asphalt Goes Autonomous

Driverless equipment is being designed to help asphalt contractors deal with the growing skilled labor shortage while also keeping workers safe

any asphalt contractors will be quick to tell you that they can't find the workers they need to fill the open jobs they have. It's funny then, that these same contractors are the ones who are strongly opposed to bringing autonomous equipment to their jobsite. Many construction workers don't realize that these "driverless" pieces of equipment will never be designed to take away jobs of construction workers, but are being deployed to help combat the skilled labor shortage and keep workers on the ground safe. While autonomous technology has existed for many years in mining operations, more and more interest has developed from both customers and manufacturers on autonomous machine concepts for the asphalt industry and equipment designers are started to respond.

SOIL COMPACTION FIRST Starting with soil compaction, manufacturers like Dynapac and Caterpillar, Inc. already have concept machines and software available to aid in this delicate activity. Basic soil compaction techniques leave equipment operators rolling blind as they make pass after pass, hoping that the desired density level is achieved throughout the area. Instead of relying on concrete data, operators use on their own intuition. Compaction technology can help and autonomous compaction technology takes it one step further.

“Compactors are a good place to start because they utilize processes with a high level of repetition, which can lead to operators losing concentration and performing inconsistently,” Bryan Downing, global sales consultant for Caterpillar Paving Products, says. He adds that autonomous compaction can improve uniformity and consistency. “Poor layer durability often can be attributed to inconsistencies in processes, such as rolling pattern variations (poor pass coverage, improper vibratory system on/off variation or incorrect use of amplitude or frequency),” he says. “With the use of autonomous systems and semi-autonomous (operator assist) systems, the roller processes will be more consistent and precisely executed.” Command for Soil Compaction is Caterpillar's answer to autonomous soil rollers. The operator-assisted technology automates the soil compaction process and helps contractors achieve compaction quality. The technology assists in compaction quality by guiding the machine to maintain constant speeds, along with correct pass counts, with consistent and precise overlap. As a result, contractors are able to hit compaction targets more frequently. Dynapac has introduced a similar concept with their SEISMIC technology that monitors the soil properties and automatically adjusts the frequency of vibration for optimal compaction and energy efficiency. The Active Bouncing Control System automatically cuts off the vibration when the material reaches maximum compaction characteristics. The next step for Dynapac is automatic steering and speed functions on the roller. The operator/site manager can use the machine to map the boundaries of the area to be compacted. Once the machine is placed in “Autonomy” mode, the system will take over the controls for steering and speed.

ASPHALT COMPACTION After seeing success with soil compaction, next up will be adding autonomy to asphalt rollers. HAMM Compaction Equipment first announced they were working on a selfdriving compaction solution in 2017. “Rollers for asphalt and soil compaction will be among the first vehicles in which such systems will widely establish themselves,” Stefan Klumpp, chief technology officer at HAMM says. “This is because, in many respects, they are closer to cars than many other types of machine are. This is why we have been dealing with this subject for some time.” The first step, Klumpp said, is to ensure the machines’ sensors can appropriately measure stiffness to accurately decide frequency and amplitude. According to Klumpp, “the automation of the working process of the machine has to be optimized and further developed. As a result, the driver can concentrate on driving.” Launched at bauma 2019, BOMAG introduced the ROBOMAG BW154, a fully autonomous tandem roller for asphalt compaction. Based on geofencing and GPS data, it can compact a pre-planned area and contains sensors for obstacle detection to improve safety. Although manufactures continue to invest in the possibility of autonomous equipment on the paving train, many manufacturers say that commercially available self-driving equipment is still at least 10 years away and automating more delicate equipment like the paver is even further down the road.
