What is Work/Life Balance for You?

I’ve often thought about what it really means to have a work/life balance. Setting strict guidelines for yourself, ensuring you are logged off by 5 p.m. each day, making to-do lists, scheduling one-on-one time with your kids. But when forced to have both worlds collide, how do you navigate that when everything you do makes you riddled with guilt?

We’ve all been through those initial months of the pandemic, and its effects have been discussed ad nauseam, but for parents, we’ve all been rocked off our axis, flailing around trying to find that equilibrium between those unexpected special moments we’ve shared with our kids while working from home and scrambling to keep them occupied while having a virtual meeting with the team.

It’s worth noting that parents with young children are less likely to advance in their careers. According to Pew Research Center, 1 in 5 working parents turned down a promotion due to an uneven work/life balance.

So now a call to action, what can your company do to help working parents excel in their jobs? How can you help ensure your team members are showing up to work fulfilled?

For business owners and managers, are you worried about your employees falling into the dreaded “quiet quitting” trend? Rather, could it be burnout? It may be time to have a discussion on helping your employees blow off steam, reconnect and reconfigure so that they can come to work the next day with a fresh perspective, new ideas and renewed drive.

For parents feeling in over their heads, find projects to spark passion. Have discussions on how you can improve your work performance. Take a mental health day to reset.

I decided to take a deeper look into the state of child care in Nebraska to better understand why child care centers are forced to shutter and why parents are leaving the workforce.

My mom, “Na” to my kids, has served as the primary day care for my family since my children were infants. I’ve been able to keep my work hours flexible for school pick-up and doctor’s appointments. Not everyone has the same privilege as me. Not by a long shot. I hope parents can find the following articles beneficial, and that our business community can take notice of the hardworking organizations in our community, fighting for brighter futures for our children.

Child Care in Nebraska

HOW COMMUNITY SUPPORT CAN MAKE A DIFFERENCE

It’s no secret child care is a prominent concern for working parents. When factoring the affordability and quality, if those basic needs aren’t met, concerns can turn dire.

The child care crisis in Nebraska has been bubbling up for years, and now that working Nebraskans are rebalancing after the pandemic, major issues are coming to a head. Child care organizations can no longer put a Band-Aid on the problem and Nebraska organizations are calling on the business community to step in.

The Facts:Why is Child Care Expensive?

According to the Nebraska Child Care Affordability Calculator by First Five Nebraska and Committee for Economic Development, full-day, licensed child care in Douglas County costs $14,304 a year for infants in a child care center and $12,996 for a toddler. What’s considered affordable according to the Department of Health and Human Services? Seven percent of a family’s household income.

It doesn’t take much math to see the income requirements to meet that threshold. With the median household income in Nebraska sitting at $66,644, according to the U.S. Census Bureau, many Nebraskans are forced to reach deeper into their pockets.

Dr. Alexandra Daro, research scientist at the Buffett Early Childhood Institute, said that it’s certainly a positive that many families want to stay in Nebraska, but the fact of the matter is, working households need child care.

“One statistic that we talk about a lot here is the fact that 75% of [Nebraska] children under the age of 6 have all available caregivers in the workforce,” Daro said.

Daro noted with that need comes high demand. If a parent isn’t faced with putting their child on a waitlist first, their next concern will be getting both affordable and quality care. But when breaking down the factors, quality child care is simply expensive to deliver.

Michael Medwick, strategic communications manager at First Five Nebraska, emphasized the tough position child care providers are in, with the high cost of operating a program that meets the state’s licensing standards and staying affordable — creating a narrow margin.

“Providers can have only one choice, which is to try to keep the price point for parents at a level that is realistic, but does not drive them into the red,” Medwick said. “Rent, utilities, materials, resources, and payroll, everything that goes into delivering child care, those costs have gone up with the natural progress of inflation, but at a faster and higher rate than the average salary and earnings of working parents.”

The Importance of Care

Before a child hits school age, development is happening at a rapid pace – Buffett Institute states that 90% percent of brain growth takes place in the first five years of life. According to First Five Nebraska, by age 3, children begin to learn social skills.

What’s more, what if a child needs individualized care beyond the scope of a traditional child care setting?

CRCC, a provider of skilled care for children with special needs, provides day care services for children who aren’t able to attend traditional day care. Serving about 400 kids in its program, CRCC combines early childhood education with services such as physical therapy, occupational therapy, speech-language pathology and behavioral health.

Mike Bird, CEO and president of CRCC, said families benefit greatly from having the element of traditional day care services.

“We by nature of our mission are really here to allow families to have a sense of normalcy, and for parents to be able to work, for parents to be able to get their errands done or go to their doctor’s appointments during the day,” Bird said.

Recognition of the need for these services is coming to the forefront.

MICAH House recently broke ground on a child care facility, poised to open in 2024. The facility will serve children needing a traumainformed space.

Another specialized provider, Behaven Kids, offers behavior and mental health services for children with its specialized day program a solution for children that may require therapy for disorders such as autism spectrum disorder.

“Most of our children come in because they have had some sort of clinical diagnosis or they have had behavioral issues that the day care has found,” said Themis Gomes, CEO. “Unfortunately, they’ve been kicked out of the child care that they’re currently at for those reasons. So we take them in and we provide a treatment plan for them. And on that basis, we implement the treatment plan with the goal of having them back into their normal day cares or back into the educational school system.”

With so many developmental milestones reached by third grade for many children, that foundation is predictive of life success well into adulthood. Many parents may not know where to start when choosing child care that is right for their family.

Affordability and Quality

What does quality look like? And how does it fit your current financial needs? One way for parents to search for potential providers is Nebraska’s Step Up to Quality program, which provides quality ratings and an improvement system. By searching stepuptoquality.ne.gov parents can search for providers by ZIP code, age group and program type to find participating providers within the program.

Robert Patterson, who has been CEO of Kids Can Community Center since 2010, said quality can be subjective, so when he learned about the program, he jumped at the opportunity to make improvements to show proof of concept.

“We believe in ensuring that every child should have a quality

environment no matter where they live, or their household income or whatever barriers they may face,” he said. “I’m a big believer of the equity of that, especially when it comes to starting kids out right, so I was excited that there was something to latch on to and measure our own quality beyond the typical things that we could do internally.”

Child care providers can work through Steps 1-5, with opportunities for coaching teachers and staff. Kids Can is one of five providers to reach Step 5 at the time of this writing.

“It’s great to be one of the few [to reach Step 5], but I also believe in a rising tide lifts all boats,” Patterson said. “We can all do better and have the ability to offer these kids a lot more.”

While Step 5 is one resource, parents should not limit their

decision to just the providers in the program. Touring facilities and interviewing staff will also give a good idea of quality.

According to the National Association for the Education of Young Children, a caregiver’s checklist might include indicators such as: positive teacher/student relationships, developmentally-appropriate curriculum, assessment of child progress, promotion of nutrition and health, staff with the appropriate qualifications, family engagement, and licensing status.

Daro suggested resources like Nebraska Child Care Referral Network, We Care for Kids/Por Todos Los Ninos and the Child Care Essentials booklet, which can be found on the Nebraska Department of Health and Human Services website.

If affordability is beyond reach, Buffett Early Childhood Institute works with partners to collect data on the rates Nebraska child care centers are charging to set a subsidy rate for

lower-income families.

Those who don’t qualify but are still struggling to pay the bills remain in the balance. That’s where policymakers and the business community are urged to step in.

Anne Brandt, executive director of Lincoln Littles, an organization formed in 2020 to address child care needs in Lincoln, is working to fill that gap.

“One of our big initiatives underneath the affordability sector of our strategic plan is tuition assistance,” Brandt said of its fundraising efforts. “We are helping families in the gap, which are families who make too much to qualify for state subsidy, but not enough to afford the high cost of quality care.”

Lincoln Littles raises private funds for partner child care providers to assist families, with an average of $2,300 given per child.

“It can’t just be policy. It can’t just be private enterprise. It’s got to be a combination of them,” Medwick said.

First Five Nebraska deployed a project called the Nebraska Employer Early Childhood Accelerator to consult employers on addressing child care needs in their workforce.

Lincoln Littles also offers consulting services for businesses, which can include a survey for employees to better understand child care needs within a company. The business can then choose to invest in child care services in various ways, including subsidizing care or partnering with nearby child care facilities.

Brandt said support for working parents doesn’t have to translate to cost either, adapting flexible work schedules, avoiding meetings at 8 a.m. and simply understanding the needs of parents to create balance can go the distance.

Child Care Workforce –Not ‘Just Babysitters’

As Medwick puts it, “Nobody who goes into the child care profession gets rich off of it.”

can’t make a living, they are undoubtedly going to look elsewhere for employment.

“Between 2019 and now, licensed child care in Nebraska has decreased by about by nearly 10%,” he said. “And when you consider the fact that even before the pandemic, we were already operating at a deficit — 91% of counties don’t have adequate child care resources to meet local demand — that steady attrition in the child care profession is making it worse.”

Wages and benefits are big factors in the retention of current workers, but also attracting individuals to the profession means providing quality education.

Those interested in the career can consider a child development associate degree or bachelor’s program. Kids Can partners with Metropolitan Community College to educate its staff.

“One of the important aspects [of quality care] is to continue to raise the education level of all of our teachers,” Patterson said.

He noted that it’s important to acknowledge child care workers as “more than just babysitters.”

Bird said CRCC’s starting pay is $17, up from $13 a year ago. The organization also works with pipeline programs like Avenue Scholars to identify students interested in a career in child care.

Lincoln Littles recently piloted a six-week course, “Childcare Teacher Foundations Class.” Enrollment is free and attendees receive $5,000 in tuition for their child once they are employed in the field.

At Behaven Kids, the level of education of care providers can have big implications.

“Our workforce is not equipped in both numbers and competency,” said Janie Funk, clinical director at Behaven Kids. “We’re seeing higher prevalence rates of dual diagnoses, dual mental and behavioral health conditions, which complicates the care that the kids need in the first place.”

Bright Spots

According to Kara Ficke, campaign manager with We Care for Kids, a recent statewide public opinion survey commissioned by We Care for Kids and Nebraska Extension, stated that 84% of registered voters agreed that Nebraska should support child care and early education, much like it does of K-12 and higher education.

Governor Jim Pillen signed LB754 into law in May, which will give a financial boost to both families and child care providers in 2024. Two key elements of this legislature will assist families and child care providers alike. The Nebraska Child Care Tax Credit Act provides a $2,000 refundable credit per child to households making less than $75,000 a year, and $1,000 credits for households making between $75,000 and $150,000 per year. It also provides a nonrefundable credit to those who contribute to child care in the state, particularly economically disadvantaged areas. Additionally, the School Readiness Tax Credit Act restores an expired program, with improvements. Individual child care professionals can apply

for a refundable tax credit between $2,300 and $3,500. A tiered, nonrefundable credit is also offered to programs that offer a child care subsidy.

Nebraska-based businesses, large and small, are identifying unique ways to help the parents on their staff be the best at their jobs. They all share the same sentiment — it simply makes sense.

Hudl’s Building of Epic Support

Of the more monumental moves by a Nebraska-based company, Hudl recently opened the doors to its own on-site child care

facility. The Lincoln-based tech company took matters into its own hands when its workforce increasingly needed child care services. When more and more team members were sharing news of new additions to their families, Hudl executives were taking notice.

“Over the past couple of years, we realized, wow, we are starting to evolve and grow as a company. We need to be more thoughtful about how we think about child care,” said Mark Ketcham, VP of operations at Hudl.

Operated by Primrose Schools, the facility is located at the Hudl headquarters at 600 P St. in Lincoln. Interest is high among employees, with waitlists for some of the younger age groups.

Kari Schmitz, legal counsel with Hudl, noted that it was a bold move for the company, but there is hope that other businesses in the community will follow suit.

“I feel like this is going to have a domino effect for the community,” she said. “I think there were a lot of businesses that

were considering doing something similar to this. They were just afraid to really be the first ones to jump in and do it.”

The Hudl team is cognizant that such a big undertaking is not in the wheelhouse of every business.

“This isn’t a one-size-fits-all for every business, for every community. But it gives you options and it starts a discussion of what they can do,” Schmitz said.

In addition to the facility, Hudl offers 14 weeks of parental leave for birthing parents and eight weeks for non-birthing and adopting parents. Additionally, it offers a $10,000 benefit to support fertility treatment.

Morale Booster at Mulhall’s

An idea that was formed when three staff members were pregnant, the Mulhall’s Infants at Work program allows parents to bring their infants to work until they are six months old or are mobile.

“The support programs that we offer were built out of a very visible need for parents to be able to continue their bonding with their little babies,” said Kayla Johnson, people ops manager at Mulhall’s. “We also wanted to support our team members not having to feel like they have to pick between work or family and we want to give them as much of an opportunity to prioritize both and not feel like they’re in a corner having to make a decision.”

Designated sleeping spaces and a few supplies were all it took to implement the program and the babies brought a bonus: a jump in morale.

“It has massively created a positive impact on our culture,” Johnson said. “Both our Fort and Maple locations are open-office concept, so it’s nearly impossible to not hear the chuckles or collective ‘aww’ when we hear a baby’s hiccups.”

Another unexpected benefit to the company was reduced turnover of parents.

“When I presented the Infants at Work program, I loved the building of it. It was so much fun to think about how our team members could be experiencing parenthood while at work,” she said. “It was just a really beautiful thing to be creative on. And it’s amazing to see the impact.”

Ervin & Smith Builds Common-Sense Policy

Ervin & Smith believes welcoming an infant into your family doesn’t have to be detrimental to your finances. The marketing agency now offers 12 weeks paid parental leaves, versus its previous offering of unpaid time off.

“[Our employees] don’t have to have that financial detriment, right at the beginning of a very, very exciting time for their lives,” said Brittany Wozny, CFO.

The 12 weeks of unpaid leave covered under the Family and Medical Leave Act does not cover workers employed at businesses with less than 50 employees, such as Ervin & Smith. This spurred the company to look into what was financially

feasible for parental leave benefits.

“When you think about the impact to a small business of a program like this, financially, we were planning on paying these folks to do their work anyways,” Wozny said. “Yes, we have to figure out how we’re going to get the work done. And that might mean that we need to hire someone in a flexible role to be able to come in and support us or other team members are supporting by taking on the work, but that doesn’t feel like it should be the employee having to support the company financially in that way.”

Support for working parents goes beyond the leave, with the leadership making a conscious effort to keep schedules flexible.

“We’re wanting to create a workplace that is the best it can possibly be for folks,” said Leanne Prewitt, president. “We have a candid culture of caring folks who want to support each other in every way possible. And we want to create that environment, not just through our words, we want it to be through our actions and policy as well.”

Crafting a Policy

Business owners may wonder what the starting point is for improving employee benefits for working parents: what are the legal implications and what is truly beneficial?

Bobbie, a manufacturer of baby formula, is working to create better synergy between parenthood and career. The company created a handbook entitled the “Take Our Leave Playbook,” which details its own parental leave policy for any company to emulate.

In a statement to MBJ, Sarah Hardy, COO and co-founder of Bobbie said:

“When I joined Bobbie as co-founder, what personally drove me was the opportunity to create a workplace that authentically supports parents by allowing them to thrive, personally and professionally. Paid leave is a critical element of that — that’s why we launched our 12-month parental leave policy that allows parents to return to work on their own terms. But we know we can’t move the needle alone, which is why we open-sourced the policy, showing other companies all of our cards, and giving them the tools to do the same.”

There are important considerations to make when crafting a policy. Employers should adhere to the Pregnant Workers Fairness and PUMP Act, which includes requirements for employers to not only provide reasonable accommodations for nursing mothers to pump breastmilk but also enough break time to do so. The PWFA is similar to the Americans with Disabilities Act.

Lieurance. “The PWFA allows either the employee or the employee’s representative to communicate those limitations to the employer.”

Lieurance noted that employers should be mindful of the fairness of leave policies, as they can be at risk of a discrimination claim under Title VII.

“Instead of having different maternity and paternity leave policies, many employers establish a short-term disability leave policy, under which anyone (male or female) with a similar short-term disability (whether pregnancy, knee surgery, etc.) gets similar paid leave,” Lieurance said. “Then the employer offers a separate parental leave policy, which would apply equally to men and women for bonding with the child (such as four weeks of paid leave).”

Local insurance provider Breeze offers a short-term disability policy with additional coverage geared toward parental leave, aiming to provide further income protection. Called Leave by Breeze, the product was launched last year and can be offered as an alternative to FMLA.

“That’s one of the great things about it is that you don’t have to be subject to FMLA to be able to offer this,” said Colin Nabity, CEO and co-founder of Breeze. “We have a lot of smaller businesses that are under 50 employees that purchase these types of policies.

The ‘Fourth Trimester’

THE IMPORTANCE OF CONTINUED CARE AFTER BIRTH

Local organizations are advocating for a “fourth-trimester” approach to help mitigate complications after birth.

“It’s not just the pregnancy that is important but taking care of the mother’s physical and mental needs after birth,” said Dr. John Coté, a physician with CHI Health.

Life-Threatening Conditions Common

A growing number of women are developing hypertensive disorders due to an increase in obesity and diabetes.

In 2021, the Centers for Disease Control and Prevention reported the hypertension mortality rate for Nebraska was 16.7 per 1,000 individuals. The only state with a higher rate was Mississippi.

“[Hypertension disorders] can appear at any time,” said Dr. Ann Anderson-Berry.

Anderson-Berry, among other appointments, is the medical director for the Nebraska Perinatal Quality Improvement Collaborative (NPQIC). In 2019 NPQIC launched the Severe Maternal Hypertension Initiative in collaboration with 28 hospitals, which included discharge education and recommended follow-ups.

Unfortunately, this initiative may not reach individuals who are statistically more at risk; Black women are three-to-four times more likely to die from preventable pregnancy-related complications.

“There’s a lack of knowledge about the resources and a lack of trust in the health care system,” said Shanika King, who co-founded A Mother’s Love with Nikeya Traynham.

Sharing Knowledge

Jaime Bland, CEO of CyncHealth, said many Black and minority women are less likely to have a personal physician for a multitude of reasons.

“Without a single physician to oversee the patient’s health, gaps in care can occur,” she said.

Recognizing this, CyncHealth created the Maternal Health Program of Nebraska.

“Partnering with Innsena, a health technology consultancy, and our technology partner, PointClickCare, we designed the program to make it easier for doctors and care teams to identify at-risk mothers and infants,

and more easily share information and insights before, during, and after delivery,” Bland said.

The pilot program was launched in Omaha in 2022, and as of early 2023 has been rolled out statewide.

Calling Friends, Family

Anderson-Berry said another way we can improve outcomes for Black and minority women is by giving “women a voice.”

NPQIC is partnering with I Be Black Girl and the Nebraska Black Doula Collective to train culturally-matched doulas in hopes of empowering Black and minority women with high-risk pregnancies.

“We’re hoping to see doulas improve outcomes and give patients the voice to ask questions they’re too scared to ask or raise concerns when symptoms arise,” Anderson-Berry said.

The initiative, funded through the CDC with matching support from UnitedHealthcare, will provide training for 40 Black women.

“We were hoping for eight applicants … we had over 100,” AndersonBerry said.

Barriers to Care

Unfortunately, many state health insurance plans do not cover doula services, despite research that shows it can improve pregnancy outcomes and increase cost savings.

Through the Culturally Matched Doula Support Initiative, 30 Black and minority women from high-risk ZIP codes will receive support from the newly trained doulas.

Another challenge is advocating for peripartum depression screenings, not only at hospitals and birthing facilities but at providers’ offices.

“Through The Maternal Health Program, we’ve seen that mental health disorder is far and away the most common reason that postpartum women are admitted to the emergency room,” Bland said.

Earlier this year the Policy Center for Maternal Metal Health, in collaboration with George Washington University, released the inaugural Maternal Mental Health State Report Card. It looked at three categories: providers and programs, screening and reimbursement, and insurance coverage and treatment payment.

One way you can impact that is to give women a voice.

Nebraska scored an “F,” while the U.S. as a whole scored a “D.” Contributing to the problem is a national shortage of mental health care providers and a question of reimbursement for other health care providers. Through its Perinatal Depression Screening Initiative, NPQIC works one-onone with hospitals and providers to install time-efficient screenings.

Holistic Care

At A Mother’s Love, which focuses on Black and minority women, mental health is more nuanced.

“There’s a lot of stress because of the different socioeconomic disparities,” King said.

For example, figuring out how to financially support a new family member is stressful for anyone. It’s heightened for individuals who lack insurance or paid time off; Individuals who come from cost-burdened households, or lack a solid support structure.

RETURNING TO WORK

Alicia Frieze is the workforce development director for the Council Bluffs Chamber of Commerce. One of the programs she steers is the L.I.F.T. (Leveraging Individual Female Talent) Mentor Program, which supports women restarting their careers after an extended absence.

Robyn Porter is the director of human resources at Iowa Western Community College. Porter has over 30 years of experience in human resources. She left the workplace for five years to raise her children but kept running her homebased business.

Job searching can be stressful at any stage in an individual’s life. However, a parent returning to the workforce after an extended absence needs to know how to navigate conversations that can easily cross into unprofessional territory, for both interviewer and interviewee. We asked two experts for their top tips.

What’s Best For You?

With a low employment rate and a growing economy, Frieze and Porter encouraged individuals to look for careers that are interesting and offer the desired work environment. Consider the schedule, benefits, and culture you feel is right for you and your family, and then match those desires to hiring companies.

The team identifies these stressors early and then plugs in resources like free financial literacy or homeowner classes. They provide supplies such as diapers, baby clothes, and hygiene products at their office.

“A little stressor to somebody can be a big stressor to someone else,” Traynham said.

Doula support, which costs between $1,000 to $2,000, can include meal prep, light cleaning, and newborn care while the mom takes a nap, shower, or eats.

Coté said the increasing number of employee assistance programs is an indicator that businesses understand the importance of their employees. However, he said a step further would be paid time off, regardless of business size.

“Sometimes it can be a hassle if you’re looking at it from the lens of a business, but, hopefully, businesses understand that if their employees are healthy then they do well at work,” he said.

Think Outside the Box

Think creatively and use your resume to highlight your unique skill sets and experiences.

“Emphasize transferable skills gained during your time away from work, such as organizational abilities, multitasking, and problem-solving skills acquired through managing a household,” Frieze said.

Likewise, volunteer work can demonstrate sought-after skills. Did you organize a fundraiser or event? Did you balance a budget?

“Don’t be afraid to list those you volunteered with as references,” Porter said. She also recommended that if you’re using a chronological resume, title your time away as a “stay-at-home-parent” and note that you were self-employed.

Be Honest, Then Move On

Understandably, employers may have questions about the career gap. Don’t be afraid to address this in your cover letter, and the interview.

“Frame your break as a conscious choice to prioritize family while demonstrating your commitment and enthusiasm to re-enter the workforce,” Frieze said.

While it’s important to explain the absence briefly, both Frieze and Porter emphasized that details aren’t necessary.

“You are not obligated to go into details about your children, your situation, or if you have daycare,” Porter said. “If an employer presses you for that information, I would not consider them to be a viable employer.”

BOOMERS REWRITING HISTORY IN BUSINESS SUCCESSION

Of all the history-making accomplishments of the baby boomer generation, the single greatest is yet to be written – the biggest transfer of wealth in the history of mankind. According to the U.S. Census Bureau, boomers own 2.34 million small businesses in the U.S., employing more than 25 million people with an extended impact on about 100 million total individuals. The estimated value of assets within those businesses varies, but most hover in the $10 trillion range.

Even though roughly one-third of the population relies on the smart management of these businesses, 70% of which are expected to change hands as boomers step out of the workplace, another recent stat has economists and business advisers nervous.

Wilmington Trust reported in a recent survey that nearly 60% of small business owners have failed to complete a succession plan and worse, many haven’t even given much thought to the sale or passing down of their companies.

Failing to Plan

This flies in the face of sound business planning said Anthony DeLuca, partner with Smith Pauley, who said failing to plan seriously jeopardizes the ability to exit a company in a way that serves the owners as well as the employees left behind.

Fear of the Future

With so much at stake both at the individual company and global levels, it’s hard to imagine why business owners are so lax in their preparation for exiting their businesses. Some of the rationales offered by CNBC in a recent report include boomers’ reluctance to talk about exiting a business because it signals the end of their productive lives. In other cases, business owners lack the knowledge of succession planning to ensure they receive fair market value for their company, especially in these cash-strapped times. And some simply hide behind the demands of today to escape the uncertainty of tomorrow.

“I smile when I say you should start planning for your exit the day you start your business. Business owners shake their head and say, ‘I’m just trying to survive,’” Wellendorf said. “That normal business life cycle takes three, four, five years to feel like you really have a business, or you really have some success. But in those early years, I talk a lot about business continuity planning and just generally what that means is looking at any and every risk that might disrupt that business or the cash flow for that particular owner.”

Regardless of the source of the reluctance, the consequences all tend to lead to the same place – fewer options for when life and health take the decision-making process out of an owner’s hands and pushes it to the forefront, ready or not.

“Often, succession planning is not initiated until the imminent retirement of current ownership, resulting in a situation where the appropriate time to identify a purchaser or groom the next generation of owners within the company is no longer available,” said Scott Scheef, partner with HBE LLP. “Conversely, by starting early, business owners can determine who may be the right fit to purchase the company or, if the purchaser is among the current employee group, to address what we like to call the company’s bench strength.

“By reviewing the company’s bench strength, business owners can assess what pieces of the puzzle they have in place and what areas they may be weak in. Business owners can then take the necessary steps to retain the individuals that are key to the company’s continued success and recruit or train individuals in areas that may need additional attention.”

Studies are showing the situation is becoming more dire as the oncoming generation, Millennials, are proving to be reluctant to take over family firms and outside buyers aren’t as eager to buy right now, either. Refinitiv recently noted global merger and acquisition activity dropped 16% in the third quarter of 2019, the lowest in three years, suggesting many potential buyers are willing to just lay low, putting the squeeze on business owners looking to sell but who haven’t laid the plans to do so.

“One of the most common mistakes business owners make is overlooking the fact that succession planning is a tremendous way to build value in the business well before an actual transition takes place,” DeLuca said. “Another is viewing succession planning as a single transaction. Many businesses have a plan

that is outdated or has remained rigid despite significant changes in circumstances surrounding the business and business owners.”

Start Simply, But Simply Start

Wellendorf said it is important for business owners and their professional advisors to understand there are two elements at work when starting a succession plan and without both being satisfied, little will get done. Therefore, he gauges his clients’ readiness both from a financial and an emotional perspective.

“The financial readiness of the owner seems the most obvious,” he said. “Rolling along and hopefully reviewing the value of the business every year, or sustaining the value of the business, financial readiness seems to be at the forefront of their minds.

“On the emotional readiness, I talk to the owner. Obviously, they have been running this business for many years, it’s given them routine, but also it’s giving them purpose, it’s giving them impact, they’re enjoying being challenged. I ask them, ‘Which of those will you miss and how can we continue to provide that at a time that you no longer own the business?’”

Once business owners overcome the mental and emotional

hurdles that often hamstring succession planning, the most important initial questions to ask are the most basic.

“At a foundational level, the most important question to ask is what is the primary objective for the business owner?” DeLuca said. “Is it preserving or maximizing business value? Ensuring generational business longevity? Preserving family harmony in a family-owned business? Do tax objectives come above all else? There will certainly be multiple, sometimes competing objectives. However, it’s important to keep the foundational goal front and center.”

The process continues from this central goal as the plan starts to take shape. Again, it’s helpful to start with the fundamental questions and work into the more intricate details, Scheef said.

“When designing a succession plan, business owners need to ask themselves, ‘Who is our ideal purchaser and how can I best communicate our value proposition to decision-makers?” he said. “Whether the business is being sold to a family member, key employee or friendly competition, it is vital to know that the next generation of ownership is truly interested.

A Family Affair

A major complicating factor for business transition plans is the often-delicate matter of multiple family members involved with the business.

Wellendorf said a business owner should always take a team approach using outside help when forming a business exit strategy, including their lawyer, financial planner, accountant and business transition expert. But when the family is involved, it’s

even more critical to have outside opinions and expertise that can see things from an unbiased perspective.

“In nearly all of my engagements, whether it’s family or nonfamily key people, I’ve got a resource who’s licensed in dispute resolution and mediation,” he said. “We will have confidential discussions with the next generation, both family members that are in the business and those that are not in the business, to help us triangulate how best to guide the owner or owners. We see that as not only important, but it is also essential.

Donor-Advised Funds and Private Foundations

QUESTIONS TO ASK CLIENTS INTERESTED IN CHARITABLE GIVING

What is the best giving vehicle to accomplish your client’s goals? Two popular choices are private foundations and Donor-Advised Funds (DAFs). Both offer tax advantages and options to create succession plans to continue philanthropic efforts after donors’ lifetimes.

There are benefits to both models, but they differ structurally and operationally.

Donor-Advised Funds

DAFs are the fastest growing type of fund in the nation for good reason: they are tax-smart, simple to manage, and help donors and their successors manage their charitable giving from a single source. A DAF at the Omaha Community Foundation is an incredibly flexible giving vehicle that allows your clients to support a single nonprofit or dozens of organizations.

Private Foundations

Private foundations allow individuals or families to organize and target their charitable giving for a set amount of time or across generations. They offer expanded giving opportunities, and investments and grants are overseen by a board of directors or trustees.

Questions to ask your clients considering one or both of these giving vehicles:

1. Do you have the time to operate a private foundation, or will you hire staff?

A private foundation is subject to stringent tax laws and regulations that require managing detailed records and administrative work as well as startup costs and legal fees. The Omaha Community Foundation can assist clients who do not have the time to oversee the day-to-day operations of a private or family foundation by supporting the administration, grantmaking, and governance of the foundation.

2. Do you want to involve your family in your charitable giving?

It is important for your clients to have ongoing conversations with those they plan on engaging in future charitable giving, whether that be family members or other future board members. The Omaha Community Foundation team can facilitate meaningful dialogue around values, charitable intent, and mission to ensure future giving through a DAF or private foundation continues to support the organizations and causes meaningful to your clients.

3. What types of organizations or initiatives do you want to support?

DAFs can only grant to 501(c)3 public charities, while private foundations have greater flexibility in how they can distribute their funds. The Omaha Community Foundation can partner with you to create customized giving plans for your clients whether using a DAF or a private foundation.
