he most important spot on a level is the half-inch span “between the rings” of the vial. It’s that space that determines if your job is done, or if you need to tweak things a little bit more. s board chairman for the past year, I’ve had an incredible opportunity to pull back the curtain and gain further appreciation for what the VIA does, what it stands for and how it impacts our companies.

The mission of the VIA, for more than 115 years has been to add value to member companies by providing strategic resources as well as educational and networking opportunities to help members meet or exceed their business objectives. And it truly lives by that mission. But it doesn’t do it alone.
As we all navigate through the ups and downs of business (and life), it is indispensable to have a community to support us on this journey. No matter what our companies produce, we are all a part of the industrial community in this geographic region. Being a part of the VIA gives us access to resources and relationships which will help us accelerate best practices that, in turn, can lead to greater growth and viability.
Those strategic resources and programming initiatives are derived from member input. The VIA is a conduit to your immediate and future needs. Its board of directors and staff are highly motivated on a daily basis to be an integral resource for our members. Throughout 2019, Kathy, Sue, and Trish added vibrant new members, created innovative programs on relevant topics, and fostered strong relationships within our business community through many networking events. Hopefully, your company has benefited from your participation in the VIA. Furthermore, there are great plans to keep the momentum going into 2020 and beyond. Some of the highlights include:

Foresight into 2020 and recap of 2019
hat an exciting year we had! Exciting because of member participation – in our training workshops, special events, and with collaborating ideas and working through challenges with fellow members. A goal for 2020 is to hone and improve on our three pillars of value – Resources, Education/Training and Networking/Collaboration. To those ends, we appreciate and listened to member feedback. For example, in 2019 we introduced the VIA Health Care Captive, a resource that combines many employers into a single reinsurance risk pool, allowing individual employers to control their plan design, risk tolerance, claims administration provider and network selections. We also provided members with annual member data survey results and have added a jobs board to our website. We also offered a free Environmental Hotline in addition to the HR and Safety hotlines. Perhaps most exciting is our Benchmarking for Excellence, the VIA’s open nominations for members focused on six best practice categories. The results are a culmination of the fine tuning we have undertaken since 2017. It’s a challenge to benchmark best practices in common areas affecting

all our members, but we’ve narrowed those categories through extensive member surveys, vetting by experts and collaborative dialogue. The six categories are Culture, Innovation, Operations, Safety, Social Responsibility and Workforce Development. Benchmarking gives each company clear goals for growth and opportunities. The insight learned helps members reach the next maturity level of their company. As an association, this arms us with a clearer picture of member needs and shapes our programming. One program category that supports all of our companies is professional development. The VIA has offered several leadership courses for executives and key managers, such as the Seven Seminars for Supervisors and Managing Teams. This year we launched the “Stepping Up to Lead” program available to anyone in the company – from the newest hire to seasoned employees. It’s designed to help companies develop employees at every stage of their career, and we will hone that in 2020 to be even more relevant for companies. As you look through The Source, we encourage you to align our calendar with yours. Let’s grow your people, grow your processes and ultimately, grow your businesses, together. Implement these big ideas for an amazing workplace culture By Michele Kelly Co-founder, K+L Storytellers What does culture mean to you? Is it real or mostly talk? Is trust a given or do people hesitate to share new ideas? In truth, what’s the joy level in the hallway? Leaders from four manufacturing companies — including Spark Award winners in the culture category — explore these questions and more. “Culture is a word for the ‘way of life’ for groups of people, meaning the way we do things,” said Maria Moran from the Illinois Manufacturing Excellence Center. Maria facilitated VIA’s Culture Day where the speakers shared their ideas. DUKANE PRECAST: HONESTY IS IMPERATIVE Don Dardis, president of Dukane Precast, kicked off a panel discussion on improving culture in the workplace. His message was about being transparent, honest and respectful of everyone in the plant. “Our focus is our people,” Dardis said. “Their problem is our problem.” The retention rate “is phenomenal,” Dardis said, “and its labor-intensive work.” During the busy season, employees work six days a week. “They are good, hard workers.”

One way Dukane keeps its employees engaged is by assigning a buddy to each employee. Secondly, the company has four phase career development levels with guaranteed raises based on their mastery of each level and each employee has an annual review to record that progress and set additional goals. Third, Dukane does a lot of cross training. For example a sales person will do a stint as a project manager and vice versa. “It’s easy to get tunnel vision and lose perspective of other people’s jobs,” Dardis said. BIG IDEA NO. 1: BE HONEST WITH YOUR EMPLOYEES • Provide a path for career development. • Compensate them according to their mastery at each level. • Institute annual reviews. CARR MACHINE AND TOOL: JOIN THE BAND Jim Carr, president of CARR Machine and Tool, talked about the critical role of values and leadership in driving company culture. The CNC machining company credits culture as infusing the company with pushing “beyond average.” “We had a desire to change a mundane industry. I want to push beyond average,” Carr said. “Good company culture starts at the top. We are pushing down ideas

and collaborating with our people and getting feedback on how we are doing. If leadership isn’t keeping it alive, you won’t be successful.” Team buy-in and practicing core values are key, he noted. Once you build it, write it down and practice it minute by minute. When it came to exploring what the company stood for, CARR Machine and Tool started with a big list and then narrowed it down to three to seven values. These values include being flexible, changing “can’t” into “can,” acting in a first-class manner, working together and bringing positive energy forward. BIG IDEA NO. 2: DEFINE YOUR PERSONAL BRAND AS A LEADER AND PULL IT THROUGH TO YOUR BUSINESS • Present ideas to your team. • Get feedback from team members. • Consolidate list of feelings and thoughts. • Solidly final. • Act on it. INTERNATIONAL PAPER: ENGAGE, ENGAGE, ENGAGE In his remarks Doug Meyer, regional HR manager for International Paper, talked about safety, the importance of employee feedback and teamwork. The company has about 56,000 employees worldwide with 850 at its Aurora location. It is considered a leading supplier of paper

products, manufacturing 60 percent of all Amazon boxes. “Employee engagement is synonymous with culture,” Meyer said. “Safety is the number-one priority. Engagement is number two. Diversity and inclusion are priorities. Engagement sets the tone for everything else.” But, he added, how do you measure that? International Paper has, for the last 30 years, done an engagement survey worldwide to its salary and hourly employees. MyView Employee Engagement Survey uses 42 questions to identify how people feel about their work, the people they work with, and points out areas for improvement. “If you don’t do anything with the engagement feedback, the survey is useless,” Meyer said. “We have an engagement dashboard. We walk through the report with our managers. “It didn’t take me long to be proud,” he said. “I’ve been here five years. When I see a box, I flip it upside down to see if we made it. I have two daughters in high school and college. They said they would never be like me. They do it now. Being proud of what you do is key to engagement.”

BIG IDEA NO. 3: A TEAM ACTION PLAN INSPIRES PEOPLE TO WORK AS A TEAM RATHER THAN AS INDIVIDUALS • The plan includes engagement action meetings with employees (not just managers). • Effective engagement plans are simple with focus areas, the “why” behind ideas, survey results, key recommendations and action steps. • Assign owners to steps, timing, team benefit, roadblocks and success metrics. 4 MORE BIG IDEAS TO MAKE YOUR CULTURE THRIVE IMEC’s Moran cited four specific ways to cultivate culture. 1. Use a systems perspective and measure. Culture is an intangible – there’s subjectivity to it so you need to measure. All of it is wrapped around core values and concepts. 2. Fail fast. There are many variables to finger-pointing. Ask: what’s our process? It’s quick when something doesn’t work. Try new ideas. You’ll know if it doesn’t work within two days or so. Fail fast.
3. Look up. Leaders, stop putting out fires. Instead, talk about problems, map out a strategy, and get to the point of innovation where you ask: how do we get better? Then, look up. Give people time to have vision. If they’re putting out fires, they don’t have time to look up. 4. Use management tools. Great leaders are great role models who inspire. Use management tools like communication, learning, roles, control systems and quality management systems to create a culture you can be proud of. Not sure where to start? Try these ideas: • Start small. • Have a plan. • Work hard. • Stay consistent. • Measure. • Start today. A FINAL WORD ON CULTURE Culture is ubiquitous yet intangible. It’s easy to feel culture. We’ve all walked into a company and bristled when the receptionist looked at us annoyed. The vibe feels off. Then again, you can feel great culture too when people are proud of their work and their contribution to the company’s mission.

Vital VIA-education partnerships ensure manufacturing success By Roderick Kelly Co-founder, K+L Storytellers
P
rofessional development is important for manufacturers who want to retain employees and grow their companies.
“The real value that the VIA brings to Waubonsee is to ensure that we have a more complete understanding of the manufacturing sector in our region so we can identify areas of need in workforce development or workforce training,” said Diane Nyhammer, vice president of educational affairs at Waubonsee Community College. “We continue to have long-standing relationships with industries and employers, and the VIA helps us expand and develop new relationships across the region.” As a result, both Waubonsee and Elgin Community Colleges have adjusted class offerings and programming to address emerging trends in manufacturing, from computer and technology, to the sciences, CNC training and workforce development.

“14.3 percent of employees in the Elgin Statistical Area work in manufacturing,” said Kathy Meisinger, director of strategic partnerships and experiential learning at Elgin Community College. “It’s really important that community colleges continue listening to manufacturers in terms of their workforce development needs.” Manufacturing, a once very labor intense industry, has morphed into highly technical industries. In addition to more technical skills, employees are problem solvers, collaborators and communicators. “We definitely need the community colleges to partner with because of the amount of support that they give,” said Kathy Gilmore, VIA president. “Manufacturers are avid supporters of education, and work closely with community colleges, the VIA, IMEC and other organizations for employee professional development. It’s especially important when there is a shortage of laborers, which we’ve experienced the last few years.”

“Community colleges support industrial companies in many ways – from basic drafting to rapid prototyping CNC or other certificate based options and more,” Gilmore said. They fill the skills gap. “Within the next 10 years, one-third of manufacturing employees in the region will be in retirement age,” said Meisinger. “We have to get the word out, from elementary to high school, that manufacturing provides really great jobs, family-sustainable wages and long-term growth.” Everyone needs education beyond high school, but what that education is depends on the individual. Manufacturers take on apprenticeship programs, internships and job shadowing. “The public may not be aware of the comprehensiveness of

community college offerings,” said Nyhammer. “We have courses and degrees in computers, technologies, sciences and the trades. On top of that, we offer many workforce development and training programs.” Bottom line: It’s the collaboration between manufacturers, the VIA and community colleges that improve the skills of employees through courses, training programs and certifications.

First VIA scholarship winners announced Dobner’s goal is to be fully self-supported financially. “Being granted this scholarship has allowed me to complete my degree,” he said. Fernando Vicens, 34, said going to college “is a privilege.” His goal is to earn an associate degree in Computer Aided Design. He currently works as an audio technician and auto CAD drafter at Sound Planning Associates.

rank Dobner and Fernando Vicens are the inaugural recipients of the VIA Manufacturing & Technology Annual Scholarships through the Waubonsee Community College Foundation funded by the VIA and its membership. “When we started the endowment fund, it was something our board felt very passionate about,” said VIA President Kathy Gilmore. “We wanted to be making an impact on helping people get involved in manufacturing. In 2019 we were able to give two scholarships due to a generous bonus donation by Custom Aluminum. In 2020 our fund will be able to begin our future annual cycle of support,” Gilmore said. Each scholarship award winner will receive $500. Frank Dobner, 62, is under-employed and seeks to gain new job skills after working 17 years in the telecommunications industry. Dobner’s educational focus is on Computer Aided Design with a goal to work in an architectural firm that designs new or repurposed housing for the needy. “The job market has not been very easy to break into with my current skills,” Dobner said. As a father of three sons,

“I am the first in my family to attend college and getting the financial support is important because I can’t afford to pay for college,” Vicens said. With a better education, I hope for better opportunities. After completion, my life will change, and I will know I made the right decision.” The VIA has raised $25,000 for the scholarship endowment fund. Each year, interest earned in the fund will be used for WCC scholarships.

HISTORY
VIA: Born from manufacturing boom in Aurora, Kane County
S
hortly after the Civil War, the Chicago area saw a boom in manufacturing. With plenty of transportation routes via rail, ships and barges, Chicago became a mecca for manufacturers who sought quicker access to markets. Picturesque Aurora, with the Fox River traversing through it, was an ideal location for manufacturers as water was the key source for steam power. Additionally, they had a large labor pool of veterans who had returned from the war and European immigrants who settled throughout Chicago. With the growth in manufacturing, came the growth in labor unions, and in the early 1900s, they became particularly strong. This led to the formation of the Fox Valley Manufacturer’s Association, a precursor to today’s VIA. Founded in Aurora by C.H. (Captain) Smith and W. Wiley Stephens, the association was established to help manufacturing owners work on like-minded current issues that affected them all. Smith was president and general manager of Western Wheeled Scraper Company and Stephens was president of Stephens-Adamson Manufacturing Co. The association held its first meeting on Oct. 13, 1902, with 24 charter members of which included three current VIA members: Aurora Metals Division, LLC, Aurora Specialty Textiles Group, Inc. and Richards-Wilcox Inc.
One of the key goals of the association was to “seek equitable legislation in the manufacturing areas” in which the members operated. Cognizant of the trends and growth, one seat of the five-member Executive Committee was reserved for a manufacturer “employing women labor.” Although manufacturing experienced economic ups and downs, particularly during the Great Depression, it bounced back in full fury with World War II. Durabilt Manufacturing built steel footlockers and small army ammo boxes. Stephens-Adamson supplied SealMaster ball bearings used in aircraft, tanks and ships. And Stoner Manufacturer turned from making candy and gum machines to producing armor piercing brass shell casings with steel shots and rifle grenades for the Army and Air Force. In the 1950s, the association’s bylaws were amended to include non-manufacturing members, however, they were accepted on a case by case basis and had to be engaged in manufacturing, manufacturing distribution, research and development and service operations (except retail) that were closely associated with manufacturing. Today, the VIA’s mission continues to provide strategic resources and educational and networking opportunities to help its members meet or exceed their business objectives.
