Google Releases Study on Teams Kim Brown Pokorny

Google has 60,000 employees and retaining top talent is critical to remain dominate. In order to do so, fostering creative and productive teams is a must. Over the past two years, Google has interviewed more than 200 Google employees, comprising of more than 180 Google teams to learn what sets the top teams apart. Out of 250 dynamics, five common characteristics stood out: 1. They establish “psychological safety”- A safe environment is a must. Employeees need to feel safe when asking a question or making suggestions. This ranked the highest of all 250 traits reviewed. Google also found if employees have psychological safety, they will stay longer at the company, bring in more ideas and more revenue. 2. They require dependability- Team members are expected to get things done at a high level and on time. 3. They have structure and clarity- Manage employees without micromanaging. Trust is key. Build it through team and individual clarity of roles and goals. 4. They give each of their members meaning - To reach their full potential and push themselves, employees must feel that roles, plans and goals resonate with them. This is the manager’s responsibility! 5. They have purpose – Employees believe what they are doing matters. Sounds simple right? It’s not. Consider discussing this at a staff meeting. Do you feel what is happening matches what the rest of the employees feel? Are there disconnects? How do you address them? If this works with 60,000 employees at Google, it can work for you too. Navigating Ownership Concerns In The World Of Microchipping By Jordan Rohlfing, Esq., DeWitt Ross & Stevens, s.c.

Q

Ryan, a new, prospective client recently brought his Corgi, Boris, into my veterinary clinic. I scanned Boris for a microchip and ultimately discovered that Boris’ microchip is not registered in Ryan’s name. What are my obligations after learning that Boris’ microchip is not registered to Ryan? Do I have a duty to investigate whether Ryan is Boris’ true owner?

Excellent questions! As the prevalence of microchipping increases, inevitably questions arise. In fact, the American Veterinary Medical Association (AVMA) has a microchipping policy that can be found on its website. We recommend that your clinic adopt a policy to assure uniformity throughout your doctors and staff. The first decision each clinic should make is whether the clinic should scan every animal that comes through its doors for a microchip. The AVMA’s policy recommends that all animals be scanned, and, if a microchip is found, the microchip number be included in the patient’s records. The AVMA policy promotes scanning not only to aid in the positive identification of an animal, but also to assess if the microchip is functioning properly and located appropriately, and to remind owners to keep their microchip contact information current. It is important to distinguish between the decision of whether to scan for a microchip and the decision of what to do if a microchip is detected. The microchip does not reveal the identity of the owner of the animal. Rather, if more information is desired, the registry for the microchip must be contacted. Absent extenuating circumstances, to be resolved on a case-by-case basis, we do not recommend that the clinic take-on the responsibility of confirming that the person presenting the animal is the registered owner of the animal. As a practical matter, it seems unlikely that the clinic has the staff time to contact the registry and obtain information regarding the registered owner. Of equal, or perhaps greater importance, as also stated in the AVMA policy, the veterinarian should not be expected to resolve ownership disputes. If you scan an animal, we suggest that you inform the prospective client of the result. If the animal does not have a microchip, this presents an opportunity to explain the benefits of having the animal microchipped. If the animal is microchipped, and the purported owner presenting the animal is not aware of that fact, this could be an indicator, but certainly not conclusive, of a possible ownership issue.

In the scenario involving Ryan presented, the veterinarian has actual knowledge that Ryan is not the registered owner. This information certainly is a further “red flag”, but again, we suggest not conclusive, of an ownership issue. Microchip registrations are not always accurate. People often forget to update the registration when ownership changes. An inquiry of how the purported owner came into possession of the animal would be appropriate either when the purported owner is unaware that the animal has a microchip or when you have knowledge, like the situation with Ryan, that the purported owner is not named in the microchip registration. We suggest you begin by asking Ryan if he can identify the person named on the microchip. You might suggest that Ryan contact the registered owner. The purported owner’s answers to your questions and the person’s general demeanor may well satisfy your concerns. Although not determinative, the nature of the services requested may help provide guidance in situations in which ownership is a concern. If the purported owner is requesting a routine check-up, vaccinations, or other services promoting a healthy animal, this seems to lessen the concern that the person may have some ulterior motive, as well as the concern that anyone would object to the treatment. On the other hand, if the purported owner is requesting euthanasia or a spay/neuter or removal of a microchip, this seems to suggest that a higher standard of proof of ownership should be required. If the totality of the circumstances and the information provided does not eliminate your concerns about ownership, we recommend that you decline to accept the animal as a patient unless and until further evidence of ownership is provided. It is important, as noted in the AVMA policy, that you resolve questions of ownership to your satisfaction before you accept the patient and proceed to establish a veterinary/ client/patient relationship. We recommend thoroughly documenting the fact of the ownership concern, and the information that you obtained that alleviated your concern. Further, we recommend that your clinic’s patient in-take forms contain a signed statement whereby the person presenting the patient warrants that the person is the owner, or authorized agent of the owner, of the animal. n

Family and friends of the students attended the event which included special presentations from Dr. John T. Been, WVMA President; Dr. Mark Markel, Dean of the School of Veterinary Medicine; Drs. Christopher and Lindsey Snyder and Dr. Eric Sandgren, School of Veterinary Medicine, and a photograph presentation by Dr. Linda Sullivan, School of Veterinary Medicine. Class member Martin Granick and Ethan Andre, a Masters of Public Health student, gave a student address.

The ceremony was followed by a reception where family and friends were able to mingle and continue celebrating with refreshments and cake.

Cost Benefit 101: Pre-booking Clients

By Darren Osborne, MA, Director of Economic Development, Ontario Veterinary Medical Association Dentists have been doing it for decades. My physiotherapist does it and I know chiropractors do it too. Wife’s hair dresser even does it. Almost every other health care professional and service provider pre-books their clients. They do it because they find that it really works; pre-booking is better for both staff and clients. Pre-booking provides the practice with a committed schedule well in advance and for the client, it is one less thing for them to worry about. If it works so well, why don’t veterinarians pre-book? Dentists are the kings of pre-booking. If pre-booking was an Olympic sport, my dentist’s staff would be drug tested. They are experts. Just to test them, I have tried to escape my dentist’s office without a pre-booked appointment and they get me every time.

This second message actually makes my day better because it takes stress off my plate by giving me one less thing worry about. I am left with the feeling that someone is looking after me. Pre-booking benefits clients because the person doing the pre-booking is acting as their personal assistant for a short time. It also sends a client a clear message on what the next step is and makes it painfully obvious that they are on a regular schedule. Without pre-booking clients can be left wondering when they have to go back. This is even worse if the veterinarian used the term “three year” during the exam because the client will fixate on the term “three year,” which the veterinarian used as a clinical reference but the client interprets as the time until their next appointment.

They simply need to remind me to be a man of my word and keep my appointment. Scenario Two – No Pre-book “Hey Darren, it’s the veterinarians office calling and we have a few questions. Do you want to come in? When can you come in?” Of course the staff don’t ask those silly questions but that silliness is underlying the conversation when there is no pre-booked appointment.

Having the feeling that someone looks after you is one of the biggest benefits with pre-booking for clients. Imagine I just finished a very busy day and go home to find this message from my dentist.

Pre-booking is better for staff because they can book calls more efficiently. Without pre-booking, there can be several phone calls trying to establish a time convenient for the DVM and client. With pre-booking, Scenario One – No- Pre-book: “Hey Darren, it’s your dentists office calling. staff can call and leave a message confirming the day and time and the client can leave a message that they will show up at that day and time. I am calling to schedule you for a dental appointment with Elizabeth. Two calls (both voice messages) and it the appointment is locked in. Please call us when you have a minute.” Coming off a busy day, this message can be as pleasant as a canker sore. Most people will interpret the call as one more thing to worry about and react by ignoring the message until a later date – which means never. By the time you get the message the hospital is closed anyway so why bother.

Cost of Pre-booking: Nothing

The cost of pre-booking clients is zero. The veterinary practice already has all the staff, equipment and software required. All that is required is a little effort to change the way you do things.

Scenario Two – Pre-book: “Hey Darren, it’s your dentist’s office calling. Yeah But’s: “We can’t because...”

A good scientists is a sceptic so it is not surprising that both veterinarians and staff are great at coming up with a long list of reasons pre-booking won’t work in their hospital. Following are the Yeah But’s and So Just’s. Yeah But

“We don’t know vacation schedules.”

When you call to remind the client you simply say, “Darren, Dr. Vaycay is away on holiday the first Tuesday in July so we are moving Dude’s appointment to the first Tuesday in August, same time.”

“We tried that and no one would do it.”

The solution is tell (don’t ask) clients to pre-book. If you ask them if they want to pre-book, you are asking them to commit to a time and this is making it too complicated. They forgot their phone (calendar on phone), they have a busy schedule, or they have a deep rooted fear of commitment. You are making life harder when you ask them to prebook. When you tell them you are pre-booking them you are taking care of them.

“I hate it when people call me at home.”

Stop thinking like a duct cleaner and think like a health care provider. Would you complain if your physician called to remind you about your annual physical?
