Overcoming

Age Discrimination By Robin Ryan, author of "Over 40 & You're Hired" A manager shared something with me in confidence that the President of their billion dollar organization had issued a verbal decree saying "we aren't hiring anyone over 40 because they are too old to get the job done." Yes, age discrimination does exist. Anyone over the age of 50 wishes it wasn't a fact, but sadly it is. You can overcome this issue. Whether you are employed and looking to make a move, or in career transition, handling these age biases effectively is essential if you are looking for a new position. After surveying hundreds of decision makers, here are the a few important strategies and solutions to overcome the problem.

Stereotype: Declining Productivity Levels Decision makers note that they have witnessed a decrease in productivity with older workers. Some said a significant decrease. One CEO said: "I want someone who can contribute now, not someone who did a lot ten years ago and still wants a large paycheck but has little to offer in adding to our results tomorrow." Solution: Producing recent results. It's the factor that influences decision makers. Show how you have recently applied yourself and been able to get the job done. You will need to stress that you are good at what you do and that you deliver results. They want demonstrated initiative plus creative problem solving, integrity, honesty, hard work, self-start ability, a positive attitude and good communication skills.

Stereotype: Being Overqualified Employers worry about this issue A LOT. Many job seekers stressed, "I'm willing to start lower and work my way up," but this seemed like an act of desperation and an out-of-touch, dated response to the hiring managers who hear it. Anyone who seemed desperate, willing to take "any" job, was "a major turnoff." Additionally, the overqualified person is often believed to want the hiring manager's job and that was a major concern. Employers frequently say they worry that the candidate sees the job as temporary until he or she can find a better position. Solution: The simplest and wisest solution is to look harder for positions you are qualified for. There may be fewer opportunities, but you can spend your time putting maximum effort in to locate these positions that fit your level of expertise and experience. Then target your resume and cover letter to meet their specific needs. Be open to moving - you likely need to move where the job is, recognizing that a lot of the competition for that job often refuses to move. If you still want to look lower, you may need to make some resume revisions that pull out or at the very least tone down some of the higher skills and accomplishments. It's not uncommon for job seekers with PhDs to remove this degree from their resume because employers label them as too academic for jobs outside of the field of education.

Stereotype: You look OLD A CEO from a major U.S. company noted, "There is a presumption that if your look is out-of-date, your information and skills are also out-of-date. Most over-40 job hunters have not had a makeover in ages and don't realize how off-putting their appearance can be, especially to a potentially younger interviewer or when they will be working with younger coworkers and/or customers." On the other hand, a HR VP stated that sometimes people forget to act their age. They try too hard to look trendy, young, and hip, and it backfires. "A woman dressing like a teenager," one said, "comes off looking ridiculous. And men in an outfit their kids would wear does not work!" Another sentiment noted by a top-level HR VP, "We see too many people who are over 40 showing up at an interview and actually losing the job ten seconds into the interview. They have lost their enthusiasm for life, let alone the job, and when they walked through the door they look defeated and burned out." Solution: A dated appearance and a lack of enthusiasm are career stoppers. Many people over 40 could care less about fashion. Reinvention is the answer. Reinvention may simply mean for you to buy a more contemporary suit, get a new hairstyle to update your professional appearance to throw off this stereotype. Burnout is a different story. This needs some serious remedies. Time off, vacations, daily exercise, exploring hobbies you enjoy-maybe even counseling is necessary to get you out of this defeated mode. Your attitude - positive and encouraging, or negative, angry, and grumpy - has a big impact on those around you. A great many of these employers commented that a bad attitude was often the reason they skipped over hiring someone over 40. Therefore, you must show up enthused, vibrant, and excited. Hiring managers DID point out several very positive characteristics of more mature workers, including: • Having a superior work ethic • Being loyal to their employers • Acting as strong role models and mentors to young workers • Offering superior customer service Being dependable-showing up every day ready to work (their kids are typically older or grown, thus they can work flexible hours). So, you graduated with your MBA and have no full-time job waiting for you? Before we dive right in, let me just congratulate you on earning your MBA degree. I know that it took a large effort on your part, possibly a sacrifice on many levels, and was also stressful, fun, exhausting, and fulfilling. Well done! Graduation itself was probably a mix of happiness, relief, and even a little sadness because you were saying goodbye to some good friends. Maybe there was also something else. You knew that many of your classmates had full-time job offers waiting for them in a few weeks or months, while you had/have nothing lined up. This article is for you. I am reaching out to you because I was you six years ago. I graduated from KenanFlagler Business School (UNC) with an MBA in marketing and had no job waiting for me after graduation. I was a career switcher (Wall St. to Marketing) and despite many parallels between the two career paths, many recruiters and companies were not seeing the connection and instead were only seeing 22 DECEMBER 14, 2018

limited marketing experience on my résumé. Any of this sound familiar? Also, I know the income is needed. You have expenses, possibly including new student loans. I get it. I moved back home after graduation. I certainly don't have advice for every specific situation but what I do know is that you cannot get down on yourself or let negative thoughts creep in and impact your next move. You have a lot of value to add to an organization and now you need to regroup and find a way in. Keep in mind that this may take several months or longer, however if you remain persistent and focused, you will overcome this minor setback. Allow me to offer some advice based on either my personal experience or what I learned in hindsight. I hope they are a help to you. 1. DON'T COMPARE YOURSELF TO YOUR CLASSMATES You don't know what you don't know. Everyone is in a different situation. For example, some of your classmates got their dream offer, some possibly took an offer and now have a hint of regret, some maybe took the first or only offer presented to them, while others are returning to the companies that they worked at before business school because they have to. You don't know everyone's story and it doesn't matter. Your classmates are starting their new journeys and so are you. Wish them well and focus on your next steps.

2. TAKE CARE OF YOURSELF • • • • •

Exercise at least several times a week Eat well Get enough sleep Get outside Laugh. Read funny books; watch comedies or stand-up comedy

Looking for a new job is stressful and is even more difficult if you're sick. Stay healthy. 3. Get together with people Reach out to friends, former co-workers, or classmates for coffee or lunch. It's great just to catch up and have a good conversation. Whether they can help you directly is not the point. Meeting with them will very likely give you a boost and make you both feel good. 4. ATTEND NETWORKING EVENTS Sites like meetup.com and alumni events are a great place to make a new contact or two. You never know where one meeting could lead. 5. ADD VARIETY TO YOUR DAY Do not spend 8 hours a day just job searching. You'll get burned out. Mix it up to stay motivated... and sane. Take time each day to read the newspaper, different magazines, online articles, books on people or topics that you are interested in. BUSINESS MAJORS Dina Itkin

When Jon Barron graduated with a bachelor’s degree in business, he had many career options. He just didn’t know which one to pursue first. Barron was not alone. By the time most business majors earn their undergraduate degree, they understand business operations, have quantitative and reasoning skills, and are prepared for many entry-level business positions. The problem for these graduates, however, is that they’re not always advised where to apply what they’ve learned in the classroom to the workplace. It is often challenging to identify and evaluate career options because business is a broad field. Ultimately, Barron chose a job as a consultant because it offered him an opportunity to gain experience in a variety of business functions. CAREER OPTIONS FOR BUSINESS MAJORS Business is, by far, the most popular field of study among undergraduates. According to the U.S. Department of Education’s National Center for Education Statistics, more than 318,000 of the nearly 1.5 million bachelor’s degrees awarded in 2005–06 were in business. This was nearly double the number of degrees awarded in any other field of study. Career preparation may be the primary reason that business is a popular major for undergraduates. Business majors’ coursework in business strategy, statistics, accounting, finance, and operations management 46 DECEMBER 14, 2018

gives them skills in quantitative analysis. Research, writing, and presentation assignments enhance their ability to gather, analyze, and present information. Many projects are done in groups, so students learn to work cooperatively. This training is important to employers, a fact reflected in the competitive salary offers that business majors receive when they enter the job market. National Center for Education Statistics data show that after a year in the workforce, business majors earned about 16 percent more than the average salary for all majors. Statistics from the National Association of Colleges and Employers provide a snapshot of how salary offers vary by specific business field of study. Earnings potential contributes to the decision-making process in choosing a career. But so can experience potential. Of three popular choices among entry-level business majors—business consultant, financial analyst, and management trainee—each provides an opportunity to gain relevant skills for a long-term career in business. BUSINESS CONSULTANT Business consultants, also called management analysts, help clients improve business performance, efficiency, structure, or profits. These workers identify the clients’ business problems and analyze data and other information to recommend solutions. Business consultants in some firms also serve as mediators, resolving conflict between managers. Other core tasks may include developing records management programs and helping to implement new systems or organizational changes. Throughout a project, consultants often collaborate and discuss ideas. At Jon Barron’s firm, for example, most consultants work in teams of two to five people. A typical project

might involve brainstorming, independent research, and team analysis. After Barron and other consultants develop a recommendation, they present a report explaining how the team broke down the problem and outlining the next steps. His team also must justify the amount of money that the client will be charged. Barron enjoys putting his degree in finance to use in analyzing business problems from a financial perspective. During one consulting project, Barron’s team had to determine how to improve inventory management for a retailer that was using 10 different paper suppliers. “Our team observed and analyzed the client’s operations for 1 month and decided that the company needed only 1 paper supplier,” he says. “We renegotiated a contract and analyzed the new relationship with the contractor.” Consultants gain experience working with a variety of industries and businesses. Some consulting firms specialize in an industry or business function, such as logistics, marketing, or human resource management. Other firms provide general consulting services. For Barron, whose firm’s clients include many types of businesses, it was the opportunity to develop expertise in a variety of areas that attracted him to the job. “I get to work with companies ranging from retailers to automobile suppliers to golf club manufacturers,” he says. Working as a consultant is appealing to business majors because the pace is often fast and the tasks frequently change. But entrylevel consultants must be prepared to perform less interesting administrative duties, too, such as processing expense reports and preparing client bills. Qualifications and advancement. To succeed in their work, business consultants VOL. 23 ISSUE 1171


need to be self-motivated and analytical. Strong skills in oral and written communication, proficiency in spreadsheet and presentation software, and creativity also are important. “On the job, I have to organize my thoughts to guide the client to my point, and not just state an opinion,” says Barron. “I have to represent the firm and communicate with diverse audiences of different ages and levels of expertise.” In traditional management consulting firms, entry-level consultants often start out as research analysts and progressively get more responsibility. Consultants who aspire to higher level positions often work toward becoming a partner or director in the firm. The length of time for advancing depends on the firm as well as the worker. FINANCIAL ANALYST Financial analysts identify trends, develop forecasts, and assess the risks of various investment decisions. They use spreadsheet and other computer software to organize and analyze economic and business information. On the basis of the results of this analysis, they write technical reports that might include investment recommendations. There are many types of financial analysts, but they are grouped into two basic categories: buy-side and sell-side. Buy-side analysts work for institutional investors, such as mutual-funds investors, hedge-funds investors, and insurance companies; they devise investment strategies for a portfolio of stocks, bonds, and other financial products. Sell-side analysts help securities dealers, such as investment banks, to sell their products.

Financial analysts must have strong math, research, data analysis, and problem-solving skills. Their reports include complex financial concepts, so analysts need to understand how money markets and the economy operate. They must be able to use computers; familiarity with spreadsheet and statistical software is especially important. And analysts must be able to work both independently and as part of a team. Depending on the nature of their work, analysts may be required to get licenses or certification. College graduates with a degree in any business field usually have the training that employers seek for entry-level financial analysts. Regardless of major, though, taking some courses may give new financial analysts an edge. For example, extensive knowledge of finance or accounting may not be required for entry-level financial analyst jobs, but coursework in those subjects is recommended. Advancement opportunities for financial analysts include leadership and management positions. An entry-level analyst might advance to a lead analyst, for example, and the training and leadership experience gained in that role could pave the way to becoming a manager.

Some financial analysts, called ratings analysts, evaluate the creditworthiness of companies or governments. Other financial analysts perform budget, cost, and credit analysis as part of their responsibilities.

Some financial analysts work independently; others work mostly in teams. Even those who work independently, as Porter usually does, require the knowledge of other experts in their firm—and this is especially so for newer analysts. “I regularly consult with the senior VOL. 23 ISSUE 1171

Other programs train managers to work in a particular area of the company. Management trainees in these programs learn about a single operational function in greater depth than they would in a more general training program. For example, a program preparing workers for a career in logistics—the administration of moving and storing goods—might rotate trainees through the distribution center, purchasing center, and branch offices. Chris Murray, a recent college graduate who majored in finance, worked as a management trainee. He started as a business analyst for a defense contractor and rotated through several positions in the company. “My job over the first 2 years changed every 4 months,” he says. He performed a variety of tasks in different departments. While working with contracts, for example, Murray handled the correspondence from U.S. and foreign customers and worked with his company’s export department to ensure that proper procedures were followed in dealings with foreign customers. Qualifications and promotion. Management trainees should be energetic, be adaptable, and welcome the challenges of rotating into different jobs. In addition, trainees usually need patience, negotiation skills, and the ability to analyze data. Coursework in business subjects helps to prepare students for being management trainees. Time management, spreadsheet software, financial analysis, critical thinking, and writing skills are especially valuable. Murray emphasizes the importance of interpersonal communication for trainees in a rotational program. “Knowing how to communicate with people is essential to being a team player and getting work done,” he says.

Financial analysts at large firms may specialize by industry, region, or type of product. Analysts must develop and maintain expertise in their specialization and be aware of regulatory, policy, or other changes that may affect the firm’s investments. Meredith Porter recently graduated with a degree in finance and has put her training to work as a buy-side financial analyst in the information technology field. Like the job tasks of many entry-level financial analysts, hers are largely routine. Typical duties include keeping track of financial statements and invoices, compiling and updating reports, organizing data, and reviewing records for accuracy. Any discrepancies she discovers may require additional research to solve the problem.

In a larger corporate training program, a trainee’s rotational assignments might include working on cost analysis, legal contracts, program management, and strategic planning.

MANAGEMENT TRAINEE Some students who have a bachelor’s degree in business choose to get practical experience by working in management training or career development programs. These programs usually last 1 or 2 years and allow trainees to rotate job assignments. Each assignment is intended to instruct trainees about a different part of the business or industry operation. Ultimately, a trainee may be offered a management position in the company. These programs are ideal for those who are interested in a particular industry but do not yet know which business function they prefer. At a retail store, for example, a trainee

And although the programs introduce trainees to different management tasks, they also introduce trainees to employers. Often, trainees who perform well are asked to stay. In addition, these programs help trainees determine the specific industry or business operation that best suits their skills. For example, Karen Olsted discovered through a training program that her outgoing personality is a perfect match for the retail distribution industry. Olsted put her operations management degree to work with a

large distributor, focusing primarily on inventory management.

At one point during her training, Olsted followed the advice of one of her professors and moved her desk from an office into the company’s warehouse. This tactic allowed her to suggest improvements based on seeing for herself how things were running. “The warehouse workers loved it because I was accessible when they had a problem,” says Olsted. “Once I was there, I was really able to get things done.”

organization, etc. If an opportunity comes up where you possibly need to make concessions, then you can make them at that time. Additionally, you may have an opportunity that looks interesting but isn't necessarily what you are focusing on. At a minimum, be open to it and assess whether it will help you move toward your professional goals. 8. DO NOT ENDLESSLY APPLY TO COMPANIES THROUGH THEIR ONLINE PORTALS I made this mistake. Who knows how many hours I wasted filling out and submitting my résumé, cover letter, and other information only to never get a response.

THINK OF WHERE YOU WANT TO GO IN THE LONGER TERM There's a very good chance that you have an idea of where you want your career to go over the next 5 years or so. Keep that perspective handy and realize that your first job will be a stepping stone to the next opportunity all leading to whatever your larger goal is. Landing a job is not the end game. It's a chapter in your larger book. 7. SET PARAMETERS FOR YOUR JOB SEARCH... BUT BE OPEN TOO You'll regret taking just any job or the wrong job and you don't want to be in that situation. Focus on where you want to work. Consider the commute, the hours you're willing to work, what type of organization, what size 50 DECEMBER 14, 2018

Send your résumé and a letter directly to a company that you're interested in via USPS (not email) whether they have a job posted or not. Use LinkedIn to research and send your information to whomever would be potentially looking to hire in the department that you're interested in. Let THAT person then reach out to HR. 8A. YOU NEED ONE GOOD FIT, NOT 100 Don't wait to hear back from companies; keep moving forward. I don't know when many companies started thinking that it's acceptable not to communicate back to candidates, especially after you take the time to interview with them, but it happens far too often and there is one good way to deal with it: Acknowledge that it's the company's loss, not yours, and move on. 9. KEEP PRACTICING YOUR INTERVIEWING SKILLS It's possible that you'll have gaps of time in between interviews. Make the effort to consistently rehearse answers to common interview questions to stay sharp. You can practice with friends or even by yourself out loud. If you're working with a recruiter, ask him or her to ask you some quick questions so you can answer and get immediate feedback. This will also help take some of the pressure off of you when the next interview comes around... which it will. 10. CONSIDER OTHER APPROACHES This was the turning point for me. After months of submitting applications to those online portals, I realized that one of the companies that I was interested in kept posting the same jobs over and over on their

website. I decided to reach out to the UNC Career Management Center in February of 2012 to ask for an alum who worked at the company. I figured I might as well just get in touch with someone AT the company instead of hoping a computer liked my résumé. I received the information, reached out right away, and explained my situation to the alum, who was sympathetic. While we were talking, I said to him that I would even consider an internship because in my mind I knew two things: 1) UNC had a strong connection with the company and their summer internship program and 2) I could not hear that I did not have 'enough experience' for a full-time job one more time. I figured the internship would be a no-brainer for them and a decent back up plan for me. Long story short, they wound up offering me the summer internship in April of 2012 which I accepted. That's right. One YEAR after graduating, I was now going to work in the field that I studied for. I was one graduate among 11 current MBA students who were in between their first and second years. I didn't care. This was a win for me. I worked hard that summer, learned as much as I could, and left in August with a résumé that now helped recruiters and companies see the 'connection'. Ridiculous, right? The idea that I was now substantially more marketable because of a 10-week internship was silly. But, that's how many people view it which is why I knew the internship would pay off. A few months later, a recruiter helped me land a job where I remained for 4 years and 2 months. I was fortunate to work at that company because I learned and contributed more there than I would have at a larger company. In the end, this made the whole year after graduating worth it. I ultimately got to where I wanted to be at this point in my career. ----Remember, you are not at a disadvantage for not having a full-time job at this moment. Your path just looks different – which doesn't matter anyway. (Point #1) Focus on you and realize that you have a ton to offer a deserving organization. Do not let yourself get discouraged and do not let any company or individual make you second guess the reasons that got you to this point. There is no one right way to go about your career. Do what you need to do to set yourself up to keep moving towards whatever your short and long term goals are. I wish you all the best. I work with clients one-on-one. Dear Dave,

Dear Dave,

I’m on Baby Step 4 of your plan. I’m debt-free, and I’m currently putting lots of money toward retirement. Now, I want to go back to school and get an MBA. I could pay for school with cash, but that would delay buying a home. My parents have offered to help out financially, so do you think I should accept their offer?

I’m 45, married, and we have a household income of around $85,000 a year. We have no debt, except for our home, and we owe about $70,000 on it. I recently stopped contributing to my 401(k) temporarily in an effort to help us build an emergency fund, but things are moving slowly. We also have $25,000 in stock. Should we cash out the stock, and use the money for an emergency fund?

I don’t have a problem with this, if they’re doing well enough financially to afford it, and the help comes in the form of a gift. If they’re borrowing the money to make it happen, then the answer is “no.” If they want to loan you the money, the answer is “no.” A loan between family members, or even friends, isn’t help—it’s a trap for both parties.

Dear Nate, Yes, that’s what I would do. Basically, your emergency fund is in stock right now. That’s not a good place to keep an emergency fund, because you never know when life will throw unexpected expenses your way or the stock market will go down.

But hey, if they’re in good enough shape to gift you some money to help with the MBA or a home, that would be an incredibly generous thing to do. I think it’s so cool when people work hard, make smart decisions, and manage their money well to the point they can do things like this for others. It sounds like you’re in a really good place, Isaac. Pay cash for school, and if you can’t buy a home outright when the time comes, make a down payment of at least 20 percent. That way, you’ll avoid having to pay private mortgage insurance! —Dave

I would cash out that stock as soon as possible. Put the money in a simple money market account—one with check writing privileges and no penalties for early withdrawals. You always want your emergency fund to be safe and easily accessible. Then, make sure you keep pushing forward and take care of Baby Step 4, investing for retirement; Baby Step 5, save money for college if you have young children; and Baby Step 6, pay off your home early. Baby Step 7 means building wealth and giving like crazy. These things are easy once you have the other Baby Steps out of the way. Good question, Nate! —Dave

I’d hate to be the employer who hired you with the thought that you were a long-term employee, but you aren’t even planning to give their job 100% of your eff ort. Companies want a return on their dollar on everything. It’s how they stay in business. You are saying that you want a job where the company spends money to train you, waits for you to succeed in order to make back their money, but you want to work for your own company instead of making a commitment to the job you just started. How is that fair? You can’t take advantage of people that way without expecting others to take advantage of you. You need to look for something short term. If you still want another job, be honest with whoever interviews you. Q: I know you’ve been asked this a hundred times, but I’m just trying to be clear: is it always wrong to tell your boss that you’ve accepted VOL. 23 ISSUE 1171 a new job? I would actually like to stay at the company where I am

-Houston, Texas Reader A: Oh, you really did misunderstand me. I didn’t say that it’s “wrong.” I said that it’s career suicide. Your company decides that even though they have been treating you badly, they can’t live without you and present a great counteroff er with more money and a bigger title. Obviously it’s easier to do that than to hire and train someone to take your place. Why did you want to leave? Are money and a new title going to make it a fun place to work? So now you’re a disloyal employee that they can’t trust. The problem is that you are playing gin rummy and they are playing poker. In many cases, they will now start considering who they can promote into your position. The statistics say that 90% of those who have accepted a counteroff er have either quit or been fi red after a year. 90%! I would never use this game plan to manipulate your employer to get a raise or promotion. You are sure to be resented by other employees and your managers, and you aren’t going to be part of the company’s future. Wouldn’t it be better if you just went to management and said you love your job and want advice about what you can do to get a promotion?
