Salary Negotiations for

WOMEN

By Robin Ryan, Career Counselor and Bestselling Author of 60 Seconds & You’re Hired During the week-long national conference for the Society for Human Resource Management, I gave a speech on salary negotiations for women. Mary, a 55-yearold HR manager, waited patiently to chat with me after my presentation. When the others had left, Mary began, “Seven months ago I took the job I have now. I didn’t do any of the things you just taught like negotiate the salary before I said yes. I know I should have, but I simply accepted the job offer. I see now that was a giant mistake. I’m underpaid for all I do and I am working a lot of hours. I really want a raise. Can I go in now and renegotiate the salary?” I wish it was the first time I had heard that question. Unfortunately, it was about the tenth time I’d heard it that week. Women often accept a new job and never say a word about the salary that is offered. Just like Mary, they simply say yes to what is offered. Then a few months into the job, they want a raise. The time to get the higher salary was before they said yes, yet over and over again, they simply accept the job as offered. And even though Mary said she wanted to go talk to her boss about raising her salary, I suspected she never would actually do it. A 2018 survey by global staffing firm Robert Half found that only 34% of women tried to negotiate a higher salary during their last job offer. And for women Mary’s age, 55 or older, that number was only 30%. Much has been written about why women refrain from trying to negotiate salary. Many career experts believe that it’s a cultural thing, that women who are now in their 50s or 60s were raised to be nice and accept what is given them. But if 30% ask, more can sure learn. I do understand how Mary got into her current dilemma. She is a good worker and she likely deserves a better salary than she is making. Months ago, she just wanted another job. She updated her resume and waited for employers to call. She’s a bit insecure and since the job search process takes time, she got even more insecure. Finally, an employer contacted her and she went to a job interview. She was nervous 10 NOVEMBER 16, 2018

and answered all the questions. They likely asked her what her current salary was and she told them. First major salary negotiation mistake. A week or two later, the company called and said, “Mary we’d like to offer you the job. Can you start next week at $XXXX salary?” Finally a real job offer, so either Mary wasn’t working and she isn’t going to turn it down, or even if she has a job, she is unhappy which is why she is looking. So for either reason, Mary just said, “yes”. This new job knew exactly what her old salary was so the employer’s offer was about the same or a tiny bit higher based on whether she is employed or not. That quick “yes” is one of the biggest career mistakes you can ever make. Why? Because in that one second of agreement you have lost the opportunity to discuss with the employer whether or not they might pay you a higher salary to join their team. In many cases, the answer is yes. In fact, you only change jobs a few time in your lifetime – you must maximize these opportunities to get the highest pay raise possible. According to the analytics that Burtch Works consulting did examining salary when people changed jobs for 2017, the overall median increase in base salary was 14.3%. The impact of not successfully negotiating salary when accepting a new job is monumental. All futures raises and bonus are based on the initial salary and it can take years to catch up to what a man negotiated after you take a low offer. New labor studies reveal how not negotiating your salary means losing $500,000 to $1,000,000 in lifetime earnings according to Salary.com. In my experience, especially in today’s market, the first job offer is far from the best offer. You won’t know that though if you never even try to ask for more money and better perks. Just think about the lifestyle differences successful salary negotiation would mean to you over a lifetime. A lovely home, college educations for your children, more secure retirement – it’s an amazing difference Continued on page 20

Almost 60 percent of them have already started saving for retirement. Great! You’ve got a head start. If you start investing just $300 a month at age 25, you’ll hit the $1 million mark by age 60!

$1 million. Yes, you can! How? You get on a budget, pay off any debt, and put as much as you can toward your retirement. He has been here for nearly two years, and I just dread going to work. Don’t tell me to go to HR because the VP is the owner’s nephew! I am getting close to retirement and don’t want to change jobs now. He treats everyone on the management team this way, and we’ve had 5 people quit in the last year. I have always been polite to him, but I have reached the end of my rope. Can you think of anything that I could do to make it better here for the next 2 years until I can retire?

It’s hard to confront him about the way that he is treating you, but that is what you have to do to clear the air. People who have worked with you for a number of years are not going to think that you suddenly imagined that you were being harassed. Since all of you are experiencing the same thing, you need to meet with him as a group either in a regularly scheduled meeting or in one that you schedule now. The theme needs to be that his rude attitude is creating a hostile work environment. Plan what you will be saying, make sure that everyone agrees, appoint a spokesperson, and keep your cool. You won’t win any points if your rudeness matches his. Explain that you treat him with courtesy and ask that he do the same for you. It would be a good idea to get HR involved so that you have a witness to what was said on both sides. They can prevent any bullying or arguing. Just remember that HR already knows there is a problem if 5 people have quit in response to his management style. Q: I interviewed for a selling job just like the one I was leaving. I didn’t hear from them for more than a week, and when I called to check up on my interview, the HR woman told me that I wasn’t selected. When I asked why and told her that I already know how to do the job, she said that the interviewers thought I was too abrasive! I can tell you right now that I was not “abrasive” in that interview! I have no idea why they thought that, but I’m really mad. I’m thinking about suing them. What do you think? -Houston, Texas Reader A: It’s hard to understand what a lawsuit would do for you, and I’m not sure what grounds you would have. Settling a lawsuit can take years and since there was no real harm done to you, it would be hard to win. Have you wondered why the HR rep told you what happened? Usually, they won’t give you actual reasons. I think she was trying to be nice to you so that you could correct your interview style next time. Instead of really listening, you just got mad and wanted to sue. Now let’s talk about why you were considered abrasive. Sometimes it’s all perception. You felt that you were not abrasive and the interviewers thought you were. Since they hold the power in this situation, you really need to listen to what they have to say. Give a friend a list of the questions you were asked and practice answering those questions in a mock interview. Really think about the questions you were asked and the way you answered them. It sounds as if you need to soften your approach a little bit. -If you have any questions about interviewing, hiring, or work, I’d love to hear from you. In my business, when we're faced with a challenging customer, we call it an "opportunity." That's literal by the way. I've been in business for decades and in sales since I was a kid, and one of the key things that all good salespeople learn is that you want to know principal objections because as you address the complaints, it gets you closer to a yes. But, sometimes you also have to address the issues from a customer that is not satisfied with your company. Again, this is an opportunity.

Customers Want to be Heard The most critical piece of advice I'm going to share with you in this post is to listen. Listen, listen, listen. I get it. No one wants to be on the other end of a customer complaint and often what happens is that the person hearing the criticism will feel that they have to respond. Perhaps they feel personally attacked because of inexperience, but sometimes that does happen. Maybe they think they have to defend the company because the customer, in their view, is wrong or incorrect with the supposed facts. Or maybe, they want to try to fix the situation quickly and they begin to speak.

The hardest thing you can do, but the most important, is to train yourself and your team when they are hearing customer complaints to remain quiet. Allow the customer to have the space to express themselves. And, when the inevitable moment of silence arrives, hold back and don't jump right in with a reply. Sometimes a pause in the conversation is because the customer is thinking. You have to give them the space to express themselves, and depending on how upset the customer is, you might have to listen for more than just a minute or two. Wait. If you train yourself and your team to listen and pause, you'll know when the customer has spoken everything they have to say about the issue. And more often than not, particularly if they are one of those people that gets easily upset, they will have expended the pent-up energy and feel more relaxed. You have to let them get the emotion out before you can begin to address the issue.

The other very important thing that happens when you provide a customer who is not satisfied with your company's service or product is that they will have a sense of appreciation for you because you did what so few people in other companies do—you listened and allowed them the space to express themselves. How to Engage to Uncover the Facts Once the customer has fully expressed themselves, you can begin to ask them questions. I tell my team always to ask open-ended questions. You're not looking to prove or disprove anything at this point. All you're doing is listening to uncover the facts, based on how your customer views it--not your team. Remember, people may see the same situation differently, and so it's important to understand how an irate customer views the circumstances of the situation that upset them. When you're engaging with them at this stage, especially if this is the first time you're learning about this complaint, you should aim to obtain the facts, as they see it. You want to probe and carefully unpack what their experience is with your product or service, and you also want to understand how your team handled it because it can be a teaching opportunity. Get the Facts and Return More than likely, you will have to do your internal investigation and then get back to the customer. Generally speaking, your research should happen within the day. If your fact-finding is going to take longer, then make it a point to tell the customer that you will get back to them in (give them an exact number of days). If you don't have a reply to them by then because you're still in the midst of fact-finding, then make it a point to send them an email and apprised. People want to know that you (or a manager) is dealing with whatever their issue is and they will generally give you the space to understand what occurred. However, to make sure that you keep the customer on your side as you help them with the issue, make it a point to keep them updated. It's one of the best things you can do aside from listening.

A Question for the Resolution And finally, once you've got all of your facts and as you seek to resolve the matter satisfactorily (even if it costs you a little), ask the customer how they would like to see you address the situation. People like being engaged in the solution and more than likely, a customer will have in their mind what they would like the outcome to be for the matter. If you can satisfy them, you will see that your irate customer will become a happy customer because you handled their challenge to their satisfaction. If their suggested solution is not something you can do, then consider if there is any way to compromise. Make it a point explain why you can't meet the full extent of how they would like you to address the matter, but strike a compromise if at all possible. In other words, allow them to become your partner in finding a mutually beneficial solution. And, when you and your team approach customer complaints in this manner, you'll discover how a stressful situation can become an opportunity. VOL. 23 ISSUE 1167

Over 4,200 seniors in the Houston/Galveston area rely on IM's Meals on Wheels program every day. Most of these seniors are still recovering from Hurricane Harvey and need our help more than ever. They need you to bring them a little extra holiday cheer along with their traditional Thanksgiving meal! Thank you for caring about seniors in need. Together, we can make sure that no senior goes hungry, on Thanksgiving or any other day!

The Turkey Tailgate – This day is a whole lot of fun. It is a time when volunteers come together, the day before our big day, in preparation for the event. Turkeys are cooked, donations are sorted and a lot of laughs and good times are shared. November 21, 2018 6:00 am - 10:00 pm This is the volunteer party where we smoke turkeys. We accept donations of clothing, care packages, and drinks to distribute with meals Thanksgiving Day.

Volunteers are ALWAYS needed, and a great opportunities for families! Volunteers as young as 6 are welcome with their parents. The Houston Food Bank distributes nutritious food to 800,000 individuals in need. Volunteer shifts are available Monday through Saturday, with evening hours available Monday through Friday, and Sunday shifts available the third Sunday of each month. There are also special volunteer events coming up for the holidays. Register online to volunteer and make sure to wear closed toe shoes and sleeved shirts. In addition to volunteering, you can also help the Houston Food Bank by donating food or money or even hosting a food drive.

Home warranties are a waste of money even if you don’t have quite that much set aside in an emergency fund. I recommend an emergency fund of three to six months of expenses to cover the unexpected things that life will throw at you. This amount of cash, sitting in a good money market account with check writing privileges, will give you easy access in the event of a financial emergency.

Congratulations on being debt-free at such a young age! I appreciate the credit, but the truth is I just pointed you in the right direction. You made the sacrifices and did all the hard work. I’m really proud of you! Yes, my advice is to temporarily stop making contributions to your 401(k) until you save up an emergency fund of three to six months of expenses. It shouldn’t take a year, though, to set aside an emergency fund if you’re debt-free and making decent money at your job. Just make it part of your monthly budget plan, and get that emergency fund set up in a few months. Here’s the way I look at it. If you don’t have an emergency fund, but you’re contributing to a 401(k), there’s a good chance you’ll end up cashing out your 401(k) if something happens that leaves you with a large, unexpected bill. When you cash out a 401(k) early, you get hit with a penalty plus your tax rate. That’s not a good plan!

I don’t recommend extended warranties of any kind. They’re just not a good deal. You’re better off to self-insure against things breaking down, and putting what would have been profit and marketing dollars for the extended warranty company in your own pocket! —Dave
