If you just wing each interview, the direction, tone and outcome of each conversation can vary wildly, making it more difficult to compare candidates to each other. The outcome of this can be that, despite spending all that time interviewing people, to a certain extent, you’re still none the wiser. Then, the chances are, when it comes to deciding who to hire, you’re going to go with your gut, as you won’t reliably be able to compare one answer to another because you didn’t ask each candidate a few standard questions you can compare them by. So, a little planning can go a long way towards helping you make an informed and considered choice of who to hire, as opposed to just sitting down with each individuals, having a completely random chat, and then hoping you get it right.
Mistake 2
- OVERVALUING EXPERIENCE
It is risky to bet too heavily on how much experience a person has, when there are so many factors that determine whether someone will be successful in the role and a good fit for your organisation. An applicant’s skills, knowledge, aptitude and personality all factor into the equation. Because experience is a tangible and measurable component, it is very easy to overvalue it above less easily measurable factors such as intelligence, drive, and other components of raw talent. Experience accumulates with time in the role and skills can be learned and acquired.
Hiring new employees is not an easy process. You’ve got to wade through a mountain of applications, weed out the few you’re interested in and then interview all the candidates – all while still running your company. But if you want your company to grow, you need to hire the right people. You need people that are not only right for the now but can also help you move the business towards bigger and better things in the future. This is especially so for smaller businesses and startups because they have fewer employees and a limited income with which to work. For these companies every single dollar they spend on finding and hiring an employee can affect their longer term success, meaning it’s vital that they avoid making major mistakes while hiring. But the trouble is that running a small business is hard work and there often simply isn’t the time to commit to a thorough hiring process; and as result, corners get cut. The good news is that your competitors are probably making these mistakes whilst hiring as well. This means there’s an opportunity for you to seize; to waste less time and money by hiring right so you can get back to running your company.
Mistake 1
- NOT HAVING AN INTERVIEW PLAN
The single biggest hiring mistake small business owners make is winging it or not having an interview plan. At best they’ll have a few questions written down on a piece of paper, but little else. You need to treat an interview like a deductive science. You’ve sorted through all the resumes and selected the best individuals to be interviewed – but now you need a better way of evaluating their suitability for the role than just having a chat and going with your gut. You achieve this by having an interview plan. First – decide what questions are the most important, and ask them to each candidate.
Your next great employee might be someone with limited experience, but who has fantastic aptitude and flexibility. Placing too much stock on a heavy list of qualifications in your job description, or only considering applicants with x amount of experience and not considering other factors, means you might be turning a blindeye to someone better suited to the role and your company’s culture. However, this is a double-edged sword and there is a flip side. If you’re looking to hire someone without any experience in the hope of finding someone cheaper – you might be buying into a false economy. Ignoring a candidate with what you consider to be necessary experience in the hope of saving a few thousand dollars a year by hiring an unproven person, might not actually save you anything, due to the amount of on-the-job training and potentially decreased productivity the less experienced employee will deliver. So, as with all aspects of running your business, you need to find a balance. But it definitely pays to consider more than just the experience a candidate comes with. You want someone with the potential to grow into the perfect for your company.
Mistake 3
- ASSUMING THE HIRING PROCESS ENDS ONCE THEY’RE HIRED
This is a common mistake many small business owners make. An employee’s productivity is comprised of 50 percent ability [the reasons you hired them], and 50 percent of what happens once they’re in the workplace. So conducting a good interview, offering that promising person the job and them saying ‘yes’ is only half the task. Employees need to be properly induced and introduced to your company, well trained and supported. It doesn’t matter how impressed you are with someone’s potential – poor training, insufficient access to resources, and little feedback will add up to poor job satisfaction and this will impact their performance. So recruitment doesn’t stop at the ‘welcome aboard’ handshake – you need to make sure they are introduced, trained and supported every step of the way.

A secluded
This eminently desirable Bradnor Road property sits in an idyllic tree-lined cul-de-sac in Fendalton, adjacent to the Wairarapa Stream. It was designed by Cymon Allfrey Architects to replace a home lost in the 2010/2011 earthquakes and was awarded the 2016 National Residential New Home over 300sqm Architectural Design Award. Cymon Allfrey Architects were asked to create a contemporary home that was light and open, embracing the stream aspect to the north and the existing garden to the east. The client also had an admiration of midcentury modern architecture. The home’s design has a gentle sloping roof plane which rests on two dark, horizontal cedar board masses. Five structural timber portals span the width of the home creating a grid like exterior. This grid is mostly glazed to allow light through to enforce the geometry of the low slung roof. The design is an L shape, planned around the east court. A central corridor bisects the home creating east and west oriented private quarters. This feature connects the occupants to the stream view as they navigate through the house. Judge’s called the design an elegant project. “Set between river and road, the building and landscape intentions are held in a sensitive balance.” www.caarc.co.nz

Home heating
Beating winter’s chill As winter sets in and the mercury drops we spend more of our evenings warding off the cold at home. By choosing energy efficient methods of heating your house, you can have a warm, cosy home without it costing you the earth.
All heat is expensive if it just goes straight through the roof, so insulating is the first step to make sure your house will hold the heat. Next, make sure that cracks and gaps are sealed up to prevent draughts and hang heavy, thermal lined curtains over windows. And get onto any moisture problems; fix under floor dampness and leaks, install external venting in kitchens, bathrooms and laundries and air the house regularly to help prevent mould problems.
Once your home is at its heatholding best, start thinking about which energy efficient heat source you want.
Large living spaces can be kept warm with heat pumps, flued gas fireplaces, wood pellet burners and log burners. Smaller spaces and areas of the house only used occasionally benefit from portable electric heaters. Heat pumps Heat pumps provide fast, convenient and easily controlled heat. Energy Star rated models typically give three or more times the heat value of every dollar you spend on electricity compared to electric resistive heaters, so they’re energy efficient and provide lower heating costs. Gas heating Gas heating offers instant heat
that’s easy to control. Energy Star rated flued gas heaters are the most efficient and won’t release harmful gases and moisture into your home. Wood pellet burners Wood pellet burners look similar to conventional wood burners, but they offer a lot more convenience and control over how much heat is produced and when. The density and moisture level of wood pellets means more consistent burning and lower emissions than logs. Log burners Log burners are a great and economical option, especially if you’ve got access to free or cheap firewood, and modern burners
can burn very cleanly provided the wood is dry. Burning dry wood in a clean burning wood burner is also carbon neutral. Electric heating All electric heaters, whether radiant, fan, or convection, are equally efficient – that is, they convert all the electricity they consume into heat. Convection heaters (like oil column heaters) heat rooms quickly and provide good background warmth. Fan heaters blast out warm air and move it around to evenly heat a room and the glowing, directional heat from radiant heaters warms up whatever is in front of it almost instantly.

amongst this is the next step for Christchurch residents. Apartment and townhouse developments are starting to occur and being proposed. The Atlas Quarter housing in Welles Street, the East Frame housing currently under construction, the Armagh Street high-rise apartments are only a few examples that should be the start of the increasing wave of interest.
The perception of an unfinished and partly derelict city is holding back more residential developments, but for those with vision, now is the time to commit. Modern housing solutions A key player in delivering so many of these new homes to the people of Canterbury has been local property development consultant, Landor Developments. Few would have the same aptitude when it comes to understanding the paradigms of residential and commercial developments in relation to local topographies, markets, consents, councils and the like. New builds are much warmer and drier than they used to be, and this is not simply because of better quality insulation, Peter says, but because of passive solar design, window joinery, cladding systems and ventilation systems. Driving the appeal of subdivisions is the shift away from the ‘bigger is better’ trend to a much smarter use of space. “I think that developments of the future will be integrated with less dependence on vehicles, where people can walk to services and shopping. “This will be in part because of the aging population. Family units are becoming smaller and
the need for very large homes will diminish. It will become more about quality than quantity,” Peter says. An ideal subdivision is one that provides plenty of green spaces scattered throughout, as residents value trees and landscaping and that adds value to the homes, and has a mix of section sizes to cater for people at different lifestyle stages. It should have connectivity, both within the development and to external amenities and services, which would ideally be within walking distance. This reduces the need for cars and the environmental footprint, and can potentially future proof the investment.

MYTH 1: A ‘passive’ house and a ‘passive solar’ house are the same thing Not true, Amanda says. “Passive solar homes, whilst a step in the right direction, are designed to primarily utilize solar gain by positioning the home’s doors and windows to the north to capture and store the sun’s warmth,” she says.

Passive homes all the look the same It’s important to remember that a passive house isn’t a specific building style, it’s a building standard. “Passive homes don’t all have to look the same,” Amanda explains. “The key principles of passivity can be tailored to fit very different styles of homes, from a traditional home to a modern home. The same applies to windows, cladding and floors, as long as they meet the requirements, the choice is yours.”
MYTH 4: A certified passive house takes a ‘fabric first’ approach to building design. “It requires the use of Passive House Planning Package software to model the house and energy use. This reliably and accurately predicts how much energy will be needed to keep a house comfortable. “As part of the certification process, an independent Passive House Institute certifier checks and verifies the homes’ construction and performance.”
MYTH 2:
A passive house is too expensive “We spend a lot of time in our homes, so there needs to be a shift away from looking at cost and more towards value,” Amanda says. Yes, a passive house will cost slightly more per square meter than an equivalent building code-built house, because it is built better with more insulation, thicker walls, thermally broken joinery, an airtight membrane, a mechanical ventilation and heat recovery system (MVHR), and a thermally broken insulated pad – thermally broken refers to any material with a built in thermal barrier, optimising energy saving by preventing heat loss. “There is a noticeable trend towards building with a reduced floor area to achieve a compact home with a superior, high performance construction. And so, by reducing the square metres, overall the home may cost the same as a standard build, but the value has increased,” says Guy Gillespie, Director of Ethos Homes. Once built, passive homes require minimal to no heating or cooling as there are no thermal

If you are holding a party, you can set the MVHR to boost and it will maintain the temperature and increase the flow of fresh air. “There is no need to open a window if its cold or noisy outside; warm, fresh, pollutant and allergen-free air is constantly entering the home - but it’s your home, open all the windows if you want, let the house ‘breathe’, live however you want to”. What a sustainable home looks like There are lots of things to consider when planning your new home or major renovation and one area rightfully deserving to be high on the list is sustainable building solutions.
Incorporating good environmental design before you commence a project is vitally important for the conservation and welfare of our limited natural resources, can save you money in the long run and can avoid costly alterations later on. Homestar is the official rating and certification programme, operated by the New Zealand Green Building Council, that evaluates the environmental attributes of New Zealand’s stand-alone homes in terms of energy, health and comfort, water, waste and more. The rating is on a scale from 1 to 10 (1 being very poor and 10 being world excellence).
Many of the more problematic old kiwi homes sit in the 2-3 star region - so there is plenty of room for improvement.
With the introduction of a rating system, homeowners are able to use Homestar to independently demonstrate the true value of their home. As the market develops and demand increases, homes with a higher star rating will be able to sell for more money. Many overseas countries are now requesting that homes be officially certified before they can be bought or sold, and it is expected that Homestar will be one of the biggest changes to the New Zealand residential market in years to come.

Simple steps to redo your deck Decks can be victims of neglect over the colder months, but any time is a good time to renew them to their former glory – even when it’s cold. If you don’t fancy calling in the professionals, but you’re pretty handy, here are some tips on what to do before you pick up your sander and paint brush. • First things first – inspect the deck for rot, mould, cracks, and broken or loose timber. If rot is more than 1cm deep it may indicate extensive damage and may need to be replaced. Remove and replace any loose or rusty nails and screws
• Commit to repairs – just like any health problem, the longer you leave it the worse it gets; don’t leave anything left untreated. Catch the signs early and rectify them as soon as possible to avoid costly repairs later on • Ensure your deck can dry out completely to reduce mould growth. Faster drying can be promoted by placing boards at an angle • Clean away dirt, debris and leaves from visible areas including between boards, the space where the deck meets the house and underneath the deck, if possible

There were many, many houses, spread throughout, which were being renovated and a select few which were being restored; renovation being more common over a wide range of houses, restoration generally referring to houses acknowledged to be worthy, for one reason or another, of being brought back to their original or earlier state. Reasons included high quality architectural character, high standard of workmanship, perhaps a notable owner. Sadly, not all homes that are built have these distinctive features. In contrast, homes that are renovated are often modest, outdated, poorly designed and/ or constructed. Renovations take place often because of the need to improve the house in terms of living standards.
