If you just wing each interview, the direction, tone and outcome of each conversation can vary wildly, making it more difficult to compare candidates to each other. The outcome of this can be that, despite spending all that time interviewing people, to a certain extent, you’re still none the wiser. Then, the chances are, when it comes to deciding who to hire, you’re going to go with your gut, as you won’t reliably be able to compare one answer to another because you didn’t ask each candidate a few standard questions you can compare them by. So, a little planning can go a long way towards helping you make an informed and considered choice of who to hire, as opposed to just sitting down with each individuals, having a completely random chat, and then hoping you get it right.

- OVERVALUING EXPERIENCE
It is risky to bet too heavily on how much experience a person has, when there are so many factors that determine whether someone will be successful in the role and a good fit for your organisation. An applicant’s skills, knowledge, aptitude and personality all factor into the equation. Because experience is a tangible and measurable component, it is very easy to overvalue it above less easily measurable factors such as intelligence, drive, and other components of raw talent. Experience accumulates with time in the role and skills can be learned and acquired.
Hiring new employees is not an easy process. You’ve got to wade through a mountain of applications, weed out the few you’re interested in and then interview all the candidates – all while still running your company. But if you want your company to grow, you need to hire the right people. You need people that are not only right for the now but can also help you move the business towards bigger and better things in the future. This is especially so for smaller businesses and startups because they have fewer employees and a limited income with which to work. For these companies every single dollar they spend on finding and hiring an employee can affect their longer term success, meaning it’s vital that they avoid making major mistakes while hiring. But the trouble is that running a small business is hard work and there often simply isn’t the time to commit to a thorough hiring process; and as result, corners get cut. The good news is that your competitors are probably making these mistakes whilst hiring as well. This means there’s an opportunity for you to seize; to waste less time and money by hiring right so you can get back to running your company.
Mistake 1
- NOT HAVING AN INTERVIEW PLAN
The single biggest hiring mistake small business owners make is winging it or not having an interview plan. At best they’ll have a few questions written down on a piece of paper, but little else. You need to treat an interview like a deductive science. You’ve sorted through all the resumes and selected the best individuals to be interviewed – but now you need a better way of evaluating their suitability for the role than just having a chat and going with your gut. You achieve this by having an interview plan. First – decide what questions are the most important, and ask them to each candidate.
Your next great employee might be someone with limited experience, but who has fantastic aptitude and flexibility. Placing too much stock on a heavy list of qualifications in your job description, or only considering applicants with x amount of experience and not considering other factors, means you might be turning a blindeye to someone better suited to the role and your company’s culture. However, this is a double-edged sword and there is a flip side. If you’re looking to hire someone without any experience in the hope of finding someone cheaper – you might be buying into a false economy. Ignoring a candidate with what you consider to be necessary experience in the hope of saving a few thousand dollars a year by hiring an unproven person, might not actually save you anything, due to the amount of on-the-job training and potentially decreased productivity the less experienced employee will deliver. So, as with all aspects of running your business, you need to find a balance. But it definitely pays to consider more than just the experience a candidate comes with. You want someone with the potential to grow into the perfect for your company.
Mistake 3
- ASSUMING THE HIRING PROCESS ENDS ONCE THEY’RE HIRED
This is a common mistake many small business owners make. An employee’s productivity is comprised of 50 percent ability [the reasons you hired them], and 50 percent of what happens once they’re in the workplace. So conducting a good interview, offering that promising person the job and them saying ‘yes’ is only half the task. Employees need to be properly induced and introduced to your company, well trained and supported. It doesn’t matter how impressed you are with someone’s potential – poor training, insufficient access to resources, and little feedback will add up to poor job satisfaction and this will impact their performance. So recruitment doesn’t stop at the ‘welcome aboard’ handshake – you need to make sure they are introduced, trained and supported every step of the way.

How to make sure a hot property doesn’t burn you People looking to bag a bargain in Christchurch should be very careful they are not buying into an earthquake damage nightmare. Insurance claimant advocate, Ali Jones says St Albans, Richmond and Edgeware are fantastic areas in Christchurch, but is concerned to hear they may be in hot demand because they are “affordable”.
“These areas were absolutely slammed by the 2010 and 2011 quakes,” she says. “There’s a lot of Technical Category 3 (TC3) land and although that shouldn’t put people off, it should make them very wary.” She says prospective buyers should fully understand what they are buying and any associated risks.
“People are encouraged to ask questions but buyers don’t know what they don’t know, and if you’re from out of town, chances are you haven’t been following some of the issues such as damaged foundations and failed EQC repairs,” she says. Ali suggests people use reputable independent experts to complete specialist reports so they can gain a better understanding of a property. “Always seek professional advice to help you make informed decisions. The last thing you want is to sign up to a mortgage of hundreds of thousands of dollars

and later find your house is worth much less than you owe. “Apart from expensive and incredibly stressful legal action, you’re likely to have very few options and believe me, it’s the last thing you want controlling your life for the next decade.” Additionally, Ali (who has an On Sold property) says the EQC “On Sold” programme won’t be of any help to people who buy damaged properties now. “To qualify for that, one of the criteria is that the person must have made their offer to purchase the property on or before 15 August 2019. So, if you buy a house after that date and it is then found to have failed or incomplete earthquake repairs, you are pretty stuffed. “To be frank, there are a number of issues with the On Sold programme that still need clarifying, so those of us hoping it would address our issues have been a little let down.”
Dean Lester, an experienced Canterbury earthquake claims preparer, says, “Christchurch is definitely recovering from the earthquakes and it’s great to see recent progress, but the legacy of incorrect repairs where earthquake damage was missed, or homes weren’t repaired to the new standard covered by insurance, remains ever present. “Thousands of homes were incorrectly repaired, and large numbers of Cantabrians are still working with EQC and insurers to have their homes repaired to the full replacement insurance standard with a significant number having purchased houses they thought were fully and correctly repaired.”

“Compared to 10 years ago, there are so many more options when it comes to being water efficient in your home, workplace and of course the garden. “To prevent us reaching water restriction levels in the future, I believe that all households and workplaces should act like we are under them at all times. “There is no need to use excessive amounts of water just because we can. Why not be a part of the solution,” Mark says.
Mark’s top five tips for being waterwise in the home and garden in 2020 include:
1 Install a greenwall or greenroof
Our greenwall systems only use approximately 1.5L per sqm per day, and many of the greenroofs we install survive on seasonal rain after they mature, while a standard lawn starts at around 20L per sqm per day.
2 Don’t have a greenwaste bin Our bread, pasta and rice all goes to our carp in our pond and all other food waste goes to our chickens. For grass and garden clippings, put them in composting

How close is your local oval or park? Lawns require the highest level of water usage in the garden. In many homes the lawn is the most underutilised area. So, only lay natural grass where it is really needed and going to be used. Plus, native grasses are a great alternative for nature strips.

• Not washing cars, or only washing the windows • Leaving lawns to brown off

• Waiting until you have a full load for the clothes washing machine • Putting off topping up swimming pools and using a cover to minimise evaporation. Taking small actions like this can add up to significant water saving each day.

5 Plant selection Be smart about the plants you choose for your garden. Choose plants that are low maintenance and don’t require water every day. Look for starch storing plants such as Queensland Bottle trees, Illawarra Flame trees or Spear Lilies.

Traditional refinement The clients wanted a spacious ensuite with an air of traditional refinement and elegance, and it is exactly what Christchurch designer Davinia Sutton, of Detail by Davinia Sutton, delivered. The tessellate tile floor with a palette of warm white and charcoal tiles provides a strong feature and sets the tone for the bathroom. Paired with the hand glazed, brick bond wall tiles, it adds a graphic quality to the space.

Dark mastery Designer Annika Rowson of Rowson Kitchens was asked to create a bold, dark and unique kitchen, incorporating innovative materials, but to not detract from or obstruct the view. The space needed to be functional for a family that entertains frequently.
A custom rangehood was designed to not only make a statement and enhance the high stud of the space, but to also offer storage in the way of open shelving. The G-shaped kitchen has ample benching, a durable work surface and a drinks station.
The design won the Kitchen Distinction Award $60k-$80k at the NKBA 2019 Excellence in Design awards. Judges described the work as an architecturally gorgeous space. “A welldesigned kitchen that is visually stunning, but most importantly, it has been designed in a way that allows the architectural elements of the home to shine. Conical Hill House (2017) Conical Hill was designed for an active family based in Christchurch, with a modest budget, as a simple yet sophisticated lock-and-leave holiday retreat in the small alpine town of Hanmer Springs in the Canterbury High Country. The site – a tight 600sqm sloping section – borders Conical Hill Road to the west, which is at times a busy route for walkers and bikers exploring the forested hills.
Local planning regulations dictated the house be well set back from the road and centralised on the site. Cunning planning and a steep 38-degree roof pitch enabled the house to squeeze under the restrictive recession planes, while still incorporating all spaces as desired in the client’s brief. The small 89sqm building footprint incorporates a generous double height living area with inset wood burner/wood store and adjoining kitchen area.
Three bedrooms are split between the ground and first floor, with each floor including a bathroom. A large storage space with external access to the long, covered verandah is tucked under the stairs, in which the owners store their 5 mountain bikes – an indispensable element of the brief. Operable skylights are positioned on the roof to enable passive ventilation from all rooms, whilst also framing the view down the valley from the master bedroom. As a nod to the forested surrounding environment, the house is clad in timber throughout. Stained board and batten externally are paired with contrasting aluminium joinery.

Poynder Avenue House (2011) This substantial family home spreads itself in and around two anchoring spinal board-finished in-situ concrete walls on a large Fendalton rear section. The home includes three interlocking living spaces, five bedrooms, a media room, underground wine cellar, garaging for five cars, and an outdoor pool area. The overall robust design and resulting spinal walls came about from the client’s brief for a sense of substance and permanence. The concrete spines house services, offering good acoustic insulation, and serving as thermal masses for the home. Concurrently they also take on the role of ordering the various zones of the home which are all accessed off circulation spaces inserted between them.

While the designer understands the excitement and expectation in building a home, a quality design takes time. The designer needs to set a reasonable expectation on how long the design process goes, as
well as how long the construction process is going to take. Another variable the designer should communicate to their clients is the hidden costs involved in building. “We’ve got amount for the engineer; we’ve got amount for the building consent; we’ve got amount for all the preliminary stuff before you’ve even got a peg in the ground to start building. “From that point of view, there’s a lot of hidden costs that the client doesn’t know about,” Andrew says. At Iconic Architecture, Andrew likes to sit down with the client to go through initial ideas. After that, they go to the drawing board and come up with an initial sketch plan and evaluation, along with an estimated cost of the drawings. Initially, Andrew uses a computer to get down his concept plan. After that, the team converts the ideas onto ArchiCAD, which builds a 3D model of the plan using the concept plan.

Challenging myths around green building One of the main questions surrounding green building is a fair one, but one rooted in misconceptions about the process as a whole: how much more does building sustainably cost? If implemented into the design process at the beginning, it doesn’t have to cost more at all.
“One of the myths is that building more environmentally friendly is more expensive. We’re only saying it’s a misconception because it needs to be challenged. Find a way to do it,” Solarchitect director and architect, Russell Devlin says. “If builders and clients are talking sustainability, it’s easier to incorporate when it is addressed from the beginning of the process. Doing this from the beginning then doesn’t have to cost any more [than traditional building methods].”
With eco-friendly living at the forefront, Solarchitect has been garnering more and more attention. Russell has been designing using passive solar design principles since 1982, and he’s found that professional groups also turn to Solarchitect for its experience in the field. “We’ve become more relevant – it’s not that we know it all, but we have tried most of it. We know what works and what doesn’t work,” Russell says. In the current day and age, building sustainably has also become synonymous with using durable, long-lasting materials. While this is one part of the equation, it doesn’t paint the picture as a whole. Sustainability is an umbrella term that includes everything in ‘green’ and environmentally friendly design and building.

Under that umbrella is passive solar design, the design concept that uses the sun’s energy to heat and cool buildings, whether residential
or commercial. This is different from active solar heating systems, which use fans, pumps or electrical controls to utilise solar energy.

1. Passive solar design is quite straightforward, and the principles have been around for a long time. First principles make sense, such as good orientation, good insulation, natural ventilation and using thermal mass to keep warm and cool. 2. It involves a thorough approach to looking at the site. Individual
sites across New Zealand vary, and the same is true for sites across Canterbury. 3. The regional climate and the microclimate are important, as well as how the climate is going to change in the future. “Our journey with passive solar design is to be more energy efficient, working naturally into more environmentally friendly and healthy building, to then become more rounded in terms of sustainability,” Russell says. Christchurch people can be regarded as a little conservative, Russell says, but the city has shown itself to be quite innovative. With the Christchurch City Council Share an Idea campaign in postearthquake Christchurch, people saw it as an opportunity to try something different. It got a really ‘green response’ from the public, garnering over 106,000 ideas on ways to shape the recovering city. For a lot of people, that meant rebuilding the city in a more environmentally friendly way.
“We’re constantly trying to lift the bar. We’re designing better than we ever did before. And postearthquake, we decided to lift the bar again,” Russell says. With that in mind, Solarchitect started the NEOTM, or Net Energy Zero design standard, several years ago. The fact of the matter is that our homes can generate more energy than they use on an annual basis. Homes do generate more in summer, which balances out a little more used in the winter. Annually, the aim is to produce a zero net energy bill, saving you thousands in the process. That’s the leading idea behind NEO, and Solarchitect believes it is commercially viable. It’s based on everything Solarchitect has learned from practicing the past several decades. It’s a challenge that requires the client to live in their home in a different way than they’re used to perhaps, but still maintains a high level of comfort and convenience.
One thing that Russell stressed was that while it’s important to anticipate what’s to come, we really need to be focusing on the current problems that we face in housing. “We’re a little tired of environmental design being described as ‘for the future’. We should be designing for this to happen now. However, the anticipatory nature of what we’re doing means we are able plan ahead for the changes we are likely to see,” Russell says. Doug’s rate is $65 per test, with an additional rate for mileage and his time, at $35 per hour. What’s done with the results is completely up to the property owner. One option is getting custom-made fertilisers tailored to your soil’s needs with New Zealand’s Fertilisers – the cost, depending on what is needed, can be brought down to as low as $200 dollars per hectare. Other options are to buy standard blends from fertiliser companies, which have ready-made blends that may match what you require. “Coming into the autumn period, it’s an ideal time to put it on your pastures. That will set them up for the early spring period when you want the grass to grow at its best,” Doug says. Taking stock of your pasture growth is critical leading into
winter, as you will need to know how much stock it will feed, and what other feed you need to conserve or purchase leading into the winter. Not only is it unethical to neglect your animals, it is very illegal.
